Abstract

Purpose

Given the relevance of female directors in the governance of any firm, this paper aims to examine their effect on firms’ financial performance by investigating their general impact and segregating the same into different subgroups based on Kanter’s theory.

Design/methodology/approach

To achieve the purpose, this study selects a sample of the top 100 listed Indian firms for the period of 2014–2018 and gathers the data pertaining to the variables under consideration from the respective firms’ annual report and corporate database Capitaline Plus. For undertaking the investigation, the authors have segregated the sample into three groups, i.e. firms with boards having less than 10% of female directors are called skewed boards; firms with boards having female directors that range from 10% to 20% are called as tilted board; and firms with boards having sizable representation of female directors of above 20%. To examine the performance impact of overall female directors and their different subgroups, the authors have used a generalized estimating equation model. For the robustness test, the authors have used the fixed-effect model.

Findings

The authors find a significant positive impact of the overall percentage of female directors on the financial performance of firms. Additionally, the results indicate that boards with a titled group of female directors and boards with a sizable representation of female directors significantly positively impact firms’ performance. However, the authors fail to extricate any significant performance impact of boards with a skewed group of female directors.

Practical implications

First, the study reveals that despite prevailing nepotism in India, female directors, owing to their core characteristics, can create a favorable perception of firms in the market. Second, it also works as an eye-opener for regulators by revealing the minimum threshold for female directors that a board should have to exploit the benefits of a gender quota rather than mere compliance with the requirements of the Companies Act, 2013. Third, it implies that more gender-diverse boards can improve a firm’s financial performance only if female directors range between the thresholds of 10% to 20%. Finally, the finding is significant for changing the business culture in India, where institutions are traditionally less supportive of women than in other emerging countries.

Originality/value

Departing from existing studies, which provide evidence on the performance impact of the overall percentage of female directors, the study unveils the differential impact of female directors on firms’ financial performance depending on their level of representation on the board. To the best of the authors’ knowledge, this is the first study in the context of an emerging market to test Kanter’s theory.

Abstract

Purpose

The purpose of this study was to examine the boundary conditions of Kanter's (1977) tokenism theory as applied to the gender wage gap. The authors aimed to discover if there was a point where the relationship between the percentage of women in a job category and the gender wage gap changed, and, if so, where the threshold was located and what was the nature of the shift in relationship.

Design/methodology/approach

The authors used the Andrews’ (1993) threshold effects technique. Using 22 separate years of publicly available Canadian wage data, they examined the relationship between the percentage of females in 40 unique occupational categories and the female-to-male earnings ratio (for a total of 880 observations).

Findings

The results showed the existence of a threshold point, and that early gains in percent female within an occupation, up to approximately 14% female in the occupation, associate with strong gains in the female-to-male wage ratio. However, beyond that point, further gains in percent female associate with smaller improvements in the female-to-male wage ratio.

Practical implications

The findings are useful in understanding the dynamics of occupational group gender composition, potential theoretical reasons for the nuances in relationship, as well as opportunities that may facilitate more equitable outcomes.

Originality/value

The results show that, though improvements were made above and below the threshold point, enhancements in the wage gap are actually larger when there are less women in the job category (e.g. tokens).

Abstract

Purpose

Do female police recruits drop out of police education and/or leave the profession more often than men, and has this changed over time? Can gender differences be explained by the background characteristics and family obligations of the recruits?

Design/methodology/approach

This paper employs administrative registry data covering all individuals admitted to the police academy (1995–2010, N = 6570) and all academy recruits employed in the Norwegian police (1992–2014, N = 7301). The paper analyses the data using discrete-time logistic regression and coarsened exact matching.

Findings

The levels of dropout and attrition are generally low. However, female recruits have a somewhat greater tendency both to drop out of education and to leave the force. The gender differences are quite stable, although the percentage of female recruits has risen sharply. Family obligations do not seem to explain female attrition from the police force.

Research limitations/implications

Because women tend to leave the police more often than men, further research is suggested in investigating female police recruits’ experiences. However, the relatively low level of dropout and limited gender differences also provide a reason to question whether stories of the police as a male-dominated profession not adapted to women are valid across time and in different settings.

Originality/value

This study provides exhaustive and detailed longitudinal data not previously available in studies of police careers. This study also tracks attrition in a period that has involved both increased numerical representation of women and changes in police culture, while accounting for other observable differences between male and female police officers. Contrary to common explanations, there is limited importance of family obligations and altered gender composition.

Abstract

Purpose

The purpose of this exploratory paper is to examine cross‐cultural perception and cooperation between black, Curaçaoan and white Dutch police officers in The Netherlands. It also compares the findings with similar research carried out in the Dutch Internal Revenue Service.

Design/methodology/approach

The paper is a multiple ethnographic case study using participant observation, interviews and literature review.

Findings

The paper finds a problematic cooperation between black Curaçaoans and white Dutch in the police. These are based neither on cultural differences nor on the traditional white, male organization type; instead, they are related to the specific, organizational culture in the police and the hierarchical position of both groups in the organization.

Research limitations/implications

This paper shares the general limitations of case‐study research. However, the findings allow one to draw conclusions beyond this limited population and challenge researchers to engage in further study on cross‐cultural cooperation in relation to organizational culture and to more general theories on in‐group versus out‐group behaviour. This line of research could focus on different ethnic groups, as well as other countries and organizations, and introduce longitudinal studies.

Practical implications

The paper shows that the depth of the troublesome cross‐cultural cooperation and the role of organizational culture can help police managers and administrators in decisions involving research, training, management and evaluation.

Originality/value

The paper sees that, with most research in this area based on studies in the USA and UK and limited to the police force as such, this paper fills a gap in examining cross‐cultural perception and cooperation in The Netherlands, including a comparative analysis with a similar government organization. The work also adds to the growing body of qualitative research and gives voice to officers at work in a multicultural police force.

Abstract

Purpose

Despite the significance of a gender-diverse workforce, there is a lack of comprehensive review of gender diversity and women's career advancement literature. Moreover, past literature focuses on women-on-board and other subsets based on outcomes like firm financial and non-financial performance, corporate social performance and board interlocks. The purpose of this study is to examine the research on gender diversity and women's career advancement through an analysis of 143 articles published during past decade. Theoretical frameworks, contexts and constructs-based contribution to scholarship were reviewed. The authors attempt to highlight key theories, constructs and contexts and provide direction for future research.

Design/methodology/approach

A comprehensive systematic literature review of 143 articles spanning January 2008–March 2023 about gender diversity and women’s career advancement was conducted.

Findings

Majority of the past studies have focused on women on board and top management team, and most of them have been conducted in the context of the USA and China. There is no specific industry which has been covered extensively. Resource dependency, resource-based views and agency theories are the primary theoretical frameworks used in the past studies. Furthermore, these findings suggest the scope to further focus on women’s retention and career growth initiatives, especially at levels other than top levels, for a stronger leadership pipeline.

Originality/value

This study has been conducted with a focused analysis of the context, constructs and theoretical frameworks, enabling future researchers to decide how and where to focus, to now strengthen retention of women.

Abstract

Purpose

This paper examines the relationship between women on boards and board monitoring tasks depending on group categories identified in the Kanter's theory.

Design/methodology/approach

Using a sample of the largest listed companies in Spain, Italy and France during the period 2007–2017, this study tests the effect of women's presence based on the following board categories: (1) skewed boards with a percentage of women that is less than 20%; (2) tilted boards with a percentage of women that ranges from 20% to 33%; (3) tilted boards with a percentage of women that is more than 33%; and (4) balanced boards with an equal or quasi-equal gender distribution. The authors use the case of the gender board quota regulation in different European Union countries.

Findings

The results suggest that tilted boards engage in stronger firm monitoring and that the effect of women on board monitoring tasks is positive and statistically significant when the percentage of female directors reaches the threshold of 33%.

Practical implications

The outcomes of this study help policymakers identify the minimum threshold that quota regulations should mandate in order for boards to be effective.

Originality/value

This paper moves forward the ongoing debate about the effect of women on corporate boards, shifting the focus from the ratio or presence of female directors to the size of the group they form within the board. To the best of authors’ knowledge, this is the first study to test Kanter's theory by investigating the relationship between women on boards and board monitoring.

Abstract

Purpose

This article provides an analysis of the gendering process in product innovation. Interwoven into this process is the encapsulation of a token position. The article expands and deepens the tokenism theory through a discussion of gender in the innovation process. The article draws from recent and classical theories of gender, ranging from gendering approaches to Acker's theory of gendered organisations and processes within organisations, and Moss Kanter's tokenism theory. The main objective of the article is to address this gap in the tokenicsm discussion and introduce a new concept of “processual tokenism”.

Design/methodology/approach

The article builds on an intensive single case study and uses a narrative methodology and approach in the analysis of the data of the case in question. The primary data used in the narratives consist of interview data. The article also uses documents and reports as secondary data in the narrative construction. The approach used is theoretical, interpretative and qualitative.

Findings

The article provides a detailed narrative of the intertwined nature of the gender position in an organisation and the invention process. One of the outcomes is that the gendering of a product is triggered by tokenism, and that gendering of a product can be interpreted also as a deliberate and successful process. The article contributes to the tokenism theorizing.

Research limitations/implications

The limitations of the article may relate to the specificity of the innovation process in chemical industry that are different to other industrial fields.

Practical implications

The article does not have direct practical implications.

Originality/value

The article contributes to the theory of tokenism by providing an updated and extended version of tokenism and naming it as “processual tokenism”. Furthermore, the article contributes to the debates on gendered organisations by focusing on gendering through tokenism and the persistence of male dominance. Finally, the article contributes to gender theories by introducing the idea and analysing of how the gendering of a product innovation takes place.

Abstract

Purpose

Critical mass theory suggests that attaining a certain proportion of a minority group triggers transformation that improves conditions for minority group members. Using faculty gender composition as a continuous rather than categorical predictor, the present research discerns whether the proportion of women influences perceptions among STEM faculty.

Methodology

STEM faculty completed a survey examining perceptions of department climate for women (i.e., advancement and discrimination) and division of work time. The proportion of women in each department was calculated.

Findings

Using multilevel modeling, we found that women (vs. men) faculty perceive less departmental advancement of women, but that a greater proportion of women in a department is related to increased perceptions that the department advances women. We did not find differences in time male or female faculty reported spending on research, teaching, or service; however, as the proportion of women in a department increases, there is a decrease in the amount of time individual male and female faculty spent on research and an increase in time spent on service. Contrary to critical mass theory, we found a linear rather than quadratic effect of proportion of women on perceptions of department climate and division of work time.

Research limitations

These effects may not be attributable to gender proportion alone.

Practical implications

Given our finding of incremental effects of proportion of women, a critical mass is not necessary or sufficient for change. Underlying problems of discrimination and stereotyping need to be addressed while recognizing that each woman hired has a positive impact.

Abstract

Purpose

This paper aims to bring to the fore the importance of feminist epistemologies in the history of the organization of management studies since the 1980s by following various intellectual moves in the development of feminist theorizing as they cross over to organization studies, including their analytical possibilities for reclaiming historically the voices of major women scholars, especially in doctoral seminars. The paper narrates these epistemological activities by mobilizing and reconsidering from the past to the present, the notions of “unmuting,” “mutating” and “mutiny.” It ends in a reflection addressing the state of business schools at present and why the field of organization and management studies needs “mutiny” now.

Design/methodology/approach

The paper adopts a narrative approach in which the voices of its authors appear to be central as they consider and reconsider over time their understanding of “unmuting,” “mutation” and “mutiny” as notions with analytical potential. This approach is influenced by Foucault’s “history of the present” but with contingencies brought about by feminist interpretations. The application of these notions is demonstrated by reclaiming and clarifying the epistemological underpinning in the works of three major women scholars as included in a doctoral seminar: Mary Parker Follett, Edith Penrose and Rosabeth Moss Kanter. These notions are further redeployed for their potential in institutional applications.

Findings

At present, the findings are discursive – if they can be called so, but the main motivation behind this writing is to go beyond discourse in the written sense, and to mobilize other activities, still in the realm of epistemological and scholarly work. These activities would legitimize actual interventions for changing business schools from their current situation as neoliberal entities, which mute understanding of major problems in the world, as well as the voices of most humans and non-humans paying for the foibles of neoliberalism.

Originality/value

The paper demonstrates the necessity of developing approaches for interventions in knowledge producing institutions increasingly limited by neoliberal premises in what can be said and done as legitimate knowledge. In doing this, the paper articulates the importance of keeping history alive to avoid the increasing “forgetfulness” neoliberalization brings about. The paper, in its present form, represents an active act of “remembering”.

Abstract

Purpose

This study aims to investigate the impact of top management team (TMT)'s gender diversity on corporate social performance (CSP). It sheds light on inconsistent results in literature by testing the moderator effects of chief executive officer (CEO) managerial ability and corporate governance (CG) on such impact.

Design/methodology/approach

A dynamic panel estimator is applied to an international sample of 8640 firm‐year observations from 2013 to 2017.

Findings

The author finds reliable evidence that the critical mass of at least three women leaders has a positive impact on the firm's CSP. Obtained results suggest, moreover, the deterrence effects of CEO managerial ability and CG tools (board independence, board gender diversity, the presence of a corporate social responsibility committee and family control) on the women leaders' contribution to the firm's CSP level. These results remain consistent with alternative measures for women leaders and CEO managerial ability. However, findings are lost when women achieve the CEO position, the chairperson position or both positions, which imply that men and women leadership styles are closely similar rather than different. Furthermore, women leaders' effect on CSP seems dependent (do not) on the country (industry) which a firm belongs to.

Practical implications

From a practical standpoint, the study highlights the importance of fostering the achievement of a critical mass of women leaders and the combination of CEO managerial ability – educational/professional backgrounds – and CG attributes to improve the firm's CSP. The study has important implications for investors and regulators. If investors wish to increase CSP, they should ask for more gender diversified TMTs. Furthermore, this study supports regulators in their efforts to increase senior women's quotas by providing empirical evidence of better social outcomes under leader gender diversity. The study’s evidence is also useful for companies in setting the criteria to identify CEOs who can support their strategic decisions.

Originality/value

By studying the impact female leaders have on CSP under CEO managerial ability and CG as moderators, this study is the first to display complementarities and substitutions between CEO's managerial ability and selected CG attributes in the promotion of CSP by female senior executives. Furthermore, it fills the void on how TMT's gender diversity impact CSP. In fact, while it is conventionally considered that women are more likely to engage in socially responsible activities, sensitive findings of this study shed light on the brighter side of female executives when they achieve the CEO, the chairperson position or both positions.
