Abstract

Purpose

This study aims to contribute novel insights into understanding and mitigating the harmful consequences of abusive supervision (AS) by examining the association between AS experiences, revenge, forgiveness, and the moderating role of emotional intelligence (EI). The key argument is that employees' EI can influence the AS experience through affective processes, countering supervisors' abusive behaviors.

Methodology

A between-person scenario-based experiment was conducted with 366 participants divided into AS and control groups. The study explored the association between AS experience and revenge/forgiveness, mediated by core affect (valence and activation). EI abilities were measured as a moderator. Data analysis examined the relationships and interactions among AS, revenge/forgiveness, EI, and affective experiences.

Findings

The study reveals significant findings indicating that AS experiences were positively associated with revenge and negatively associated with forgiveness. The mediation analysis confirmed the role of core affect in these relationships. EI emerged as a moderator, shaping the association between AS experiences and revenge/forgiveness. Importantly, participants with higher EI exhibited lower revenge intentions, demonstrating the potential of EI to mitigate the adverse effects of AS. Unexpectedly, individuals with high EI also expressed fewer forgiveness intentions.

Originality/Value

This study provides a comprehensive understanding of how employees can effectively counterbalance the impact of AS through higher levels of strategic EI. Examining core affect as a mediator offers novel insights into coping mechanisms in response to AS experiences and their consequences.

Limitations

The study acknowledges several limitations, as the scenarios may only partially capture the complexities of real-life AS situations. The focus on a specific context and the sample characteristics limit the generalizability of the findings. Future research should explore diverse organizational contexts and employ longitudinal designs.

Implications

The findings have practical implications for organizations as enhancing employees' EI skills through training programs interventions and integrating EI into organizational culture and leadership conduct.

Demographic faultlines (i.e., potential subgroup splits based on demographic attributes) have been argued to have effects over and above those of diversity. Yet, faultlines, much like diversity, do not seem to have positive or negative effects on performance per se, but to be affected by contextual variables as well as intermediate outcomes, such as relationship conflict. Relationship conflicts, a major threat to teamwork, are particularly likely to arise between subgroups. Thus, with the objective to shed some light on why and how exactly faultlines impact group outcome, we investigate the effect of faultline strength and distance on performance through relationship conflict as well as the effect of faultline strength on performance via relationship conflict, contingent on the level of faultline distance. To test our hypotheses we used data gathered in a laboratory setting with 267 graduate students. Results provide strong support for the extension of the faultline model.

Abstract

This study examines how perceptions of injustice, anger, and group identification motivate follower intentions to engage in collective action against leaders. The study revolved around the Malaysian prime minister’s actions and responses toward allegations of misuse of public funds. Responses from 112 Malaysians via a cross-sectional survey revealed that follower perceptions of leader injustice are significantly related to anger toward the leader, which in turn is related to intentions to engage in collective action. The relationship between perceptions of distributive injustice and anger is moderated by group identification, while group efficacy moderates the relationship between anger and collective action intentions.

Abstract

This study analyzes the effects of gender and occupational status differences on parents’ work-to-family conflicts, comparing COVID-19 pandemic and pre-pandemic periods. It is examined whether this association is mediated by parents’ telework. Theoretically, we use the work/family border theory and flexible resource versus greedy role perspectives to shed light on the gender- and status-related use of telework and illustrate the influence of flexible working practices on parents’ work-to-family conflicts. Using moderated mediation analysis combined with bootstrapping, we analyze data from two waves of the German Family Panel (pairfam), covering pre-pandemic (2017/18, 2019/2020) and pandemic periods (2020) (N = 3,315). Our results show higher work-to-family conflicts for parents with higher occupational status as well as teleworking parents. Furthermore, we find supporting evidence for the mediation from occupational status to work-to-family conflicts via telework, with a slightly stronger relationship among mothers than fathers. Under the consideration of the pandemic, the mediating effect was only provable for mothers but not for fathers. However, the mediating effect of telework does not strengthen under the pandemic conditions. Our findings support the greedy role perspective, in particular for employees with higher-status occupations, and the assumption of a negative influence of work–family integration through telework for work-to-family conflicts.

Prior research in psychology reports an age-based bias against narcissists. We examine whether managers' reactions to narcissistic subordinates exhibit a similar bias. Using an experimental method, where we manipulate subordinate narcissism, we find evidence of an age-based bias. Older managers react to a narcissistic subordinate by making conservative revisions to the subordinate's aggressive accounting estimates. They do so even at the cost of failing to meet a personally beneficial earnings target. A test of moderated mediation shows the actions of older managers (in their late 40s and older) were driven by their negative perceptions of the narcissistic subordinate. Our work demonstrates that not all individuals perceive narcissists the same way, and has implications for manger/subordinate relationships, and group dynamics involving mixed personalities and ages.

Abstract

Purpose

To date, research focus has been on overt forms of abusive supervision, like aggressive behavior and physical violence. Less clear is the effect of implicit abusive supervisory behaviors such as gaslighting, a form of psychological manipulation whereby a “gaslighter” seeks to confuse, disorientate, and cast doubt in the mind of a victim. In this study, we aim to examine the effects of supervisory gaslighting on employee's affective organizational commitment (AOC). We also investigate the mediating role of leader-member exchange (LMX) on this relationship and whether employee emotional intelligence (EI) buffers the negative effects of supervisory abuse.

Design

Two hundred and sixty-six participants were allocated to one of three conditions (high, medium, and none) where they read workplace scenarios varying in the level of supervisory gaslighting. Afterward, participants responded to AOC, LMX, and EI scales.

Findings

Results showed supervisory gaslighting decreases employee AOC and that this relationship is partly explained by the employee's relationship with their supervisor. Contrary to expectations, higher employee EI strengthened the effect of gaslighting on AOC.

Value

Supervisory gaslighting remains largely unexplored and this chapter contributes to this topic by testing a model to understand the effects of gaslighting on AOC. These findings provide a solid foundation for further research in this area.

Abstract

Purpose: This chapter applies and integrates theories of status and stigma to better understand the mechanisms that drive the combined effects of the status of race and the stigma of criminal record in the context of the labor market. Using these social psychological theories of status and stigma, I propose and test two potential mechanisms – moral expectations and performance expectations – that might explain the compound or “double disadvantage” observed among Black job seekers with a criminal record. Within this synthetic application, I also seek to bridge and extend the literatures on status and stigma processes.

Methodology/Approach: To examine the relationship between race and criminal record and the potential mediating role of moral and performance expectations, I use a laboratory experiment consisting of a hiring scenario where participants evaluate mock, but ostensibly real job applicants who vary on the characteristics of interest. Participant evaluations consist of rankings along a series moral and performance-related scales as well as a set of workplace outcomes.

Findings: Findings suggest that race and criminal record aggregate to intensify disadvantage, with Black applicants who have a criminal record faring worse than other applicants on each workplace outcome. Results also support moral expectations, but not performance expectations, as a key mechanism driving this status-stigma intensification process.

Implications: This study has important implications for studies of race, crime, and employment as well as for theories of status and stigma. Future research should attend more closely to the role of perceived morality both in substantive work on race and criminal record and in bridging work on status and stigma processes. Pinpointing moral expectations as a mechanism of bias related to race and criminal record also opens new avenues for targeted intervention efforts.

Abstract

We experimentally investigate how the level of government (either federal or state) and whether funding is being allocated to enforcement or service efforts in a revenue agency affects trust in the agency, as well as support for the funding initiative. We find that the two independent variables interact, such that trust in the state agency is not affected by whether the proposed funding would be allocated to service or enforcement efforts. But, at the federal level (the Internal Revenue Service), trust in the agency is significantly higher when the proposed funding is to hire additional service employees as opposed to hiring additional enforcement employees. We also find that the level of government moderates the mediating effect of trust in the agency on the relation between the use of funds and support for the funding.

New technologies represent an important challenge for all sectors across the world, becoming a relevant opportunity for the luxury hospitality industry as well. This study empirically investigates the effects of openness to change and status consumption orientation in influencing luxury hotel guests' perceived usefulness of voice assistants when integrated with their staying. Specifically, we shed light on the potential interplay between these two constructs in shaping guests' perceived usefulness of these devices. Finding suggests that openness to changes and status consumption represents two potentially alternative aspects that managers could leverage to encourage hotel guests' perceived usefulness and vocal assistant devices. This implies that openness to change on the part of luxury hotel guests may be a necessary but not sufficient condition for these devices to be accepted. Rather, luxury hotel managers should also consider the status consumption orientation of their guests.
