El caso “Innovación guiada por datos en la empresa SER del grupo Pellas” tiene como objetivo responder la pregunta: ¿Cómo puede una compañía hacer que su implementación de IE sea exitosa? En este sentido, el caso: discute qué es un sistema de IE y lo que este le brinda a una empresa; analiza los desafíos, los beneficios y el contexto a la hora de implementar un sistema de IE; analiza los factores de éxito y las recomendaciones para el proceso de implementación de un sistema de IE; analiza el proceso de implementación de una IE y resalta la importancia de los indicadores de desempeño y las alternativas tecnológicas.

Case overview/synopsis

SER (Sugar, Energy & Rum) era una compañía perteneciente a la Corporación Grupo Pellas. La compañía operaba en cuatro países, tenía seis subsidiarias, empleaba a más de 25.000 personas, tenía más de 43.500 manzanas de cultivo de caña de azúcar tan solo en Nicaragua, y tenía ventas globales anuales de más de USD 400 millones. En 2008, debido a los efectos negativos de la crisis en el modelo empresarial de la compañía (mayores costos debido a los precios más altos del combustible, e ingresos menores debido a los bajos precios internacionales del azúcar), la compañía decidió implementar un sistema de inteligencia empresarial (IE) para optimizar sus procesos, reducir costos e incrementar la productividad. En ese momento, la compañía tenía más de cien años de datos, sistemas de información que alimentaban sus principales procesos empresariales, y una cultura que apreciaba la información como la base para tomar decisiones. Sin embargo, había inconsistencias entre los sistemas de datos, los usuarios recibían informes altamente complejos en Excel o en pantallas verdes, y el monitoreo de los procesos se realizaba mucho tiempo después de que las tareas se completaban. Como respuesta, SER usó el método ETL (extracción-transformación-carga) para recolectar y limpiar los datos que se iban a emplear en la plataforma de IE (el caso deja las preguntas concernientes a la elección de los sistemas abiertas para discusión). Con base en su modelo empresarial, se seleccionaron los procesos más importantes y se definieron indicadores clave de desempeño (KPI) para medir el impacto de los cambios en esos procesos. La empresa consideró el diseño gráfico una herramienta para hacer que el sistema fuera más aceptado por los usuarios, y trabajó de la mano con ellos para que los informes solo ofrecieran la información mas importante. El resultado fue una mejora en los costos y en la productividad. Se disminuyó el tiempo manual de cosecha en un 14%, el tiempo de corte automático en un 10%, y se eliminaron 1.556 horas de tiempo muerto de los equipos en el campo. Al monitorear el peso de los vagones cargados con caña de azúcar en tiempo real, SER logró evitar 20.000 viajes desde el campo hasta las fábricas, lo que implicó ahorros de más de USD 1 millón. La percepción de los clientes con respecto a la compañía mejoró, tanto local como internacionalmente, gracias a la implementación de un sistema de trazabilidad del azúcar.

Purpose

Talent identification is a critical process of any Global Talent Management system, and little is known about it in Latin American multinationals (multilatinas). This study aims to understand, through the perceptions of Corporate Global Talent Managers, the talent identification strategy in place, the factors involved and the sources of the tools for its implementation.

Design/methodology/approach

The sample is made up of 17 multilatinas (Argentina, Brazil, Mexico, Chile and Colombia). Semi- structured interviews were conducted with Corporate Global Talent Managers.

Findings

Results reveal that the standardisation strategy constitutes the main trend. This choice is explained by numerous factors such as the new corporate structures, the entry mode via mergers and acquisitions, the national/regional culture, geographical closeness and shared cultural affinity, organizational culture, host country management practices and level of integration between headquarters and subsidiaries. Most of the multilatinas do not rely on “best practices”; they prefer home-made tools instead. Several factors were identified. Conclusions and further research are presented.

Originality/value

This paper attempts to fill a perceived gap in the literature investigating, empirically, the talent identification strategy in multilatinas.

La identificación del talento es un proceso crítico de todo sistema de Gestión del Talento Global, y poco se conoce sobre el mismo en las multinacionales de origen latinoamericano. Este estudio cualitativo tiene por objetivo comprender, a través de las percepciones de los directores globales de talento corporativo, la estrategia de identificación de talento adoptada, los factores involucrados en esas elecciones estratégicas y el origen de las herramientas utilizadas en su implementación.

Diseño/metodología/enfoque

La muestra de este estudio está compuesta por 17 multilatinas de Argentina, Brasil, México, Chile y Colombia. Entrevistas cualitativas fueron realizadas con los responsables globales de gestión del talento.

Resultados

Los resultados muestran que la estrategia de estandarización en la identificación del talento constituye la tendencia principal. Esta elección estratégica puede explicarse por diversos factores: nuevas estructuras corporativas, modo de ingreso a través de fusiones y adquisiciones, cultura nacional/regional, cercanía geográfica y afinidad cultural, cultura organizacional, prácticas de gestión de los países de destino y grado de integración entre Casa Matriz y subsidiarias. La mayoría de las multilatinas privilegian las herramientas de diseño propio, en lugar de aquellas “mejores prácticas”. Numerosos factores han sido identificados. Se presentan conclusiones y futuras líneas de investigación.

Este es el primer estudio que examina la estrategia de identificación de talento en las multinacionales latinoamericanas y los factores involucrados, cerrando una brecha en la literatura.

Este estudo qualitativo tenta compreender, através das percepções dos diretores globais de talento corporativo, a estratégia de identificação de talentos adotada, os fatores envolvidos nessas escolhas estratégicas e a origem das ferramentas utilizadas na sua implementação.

Abordagem metodológica

A amostragem do estudo foi baseada em 17 multilatinas da Argentina, Brasil, México, Chile e Colômbia. Entrevistas qualitativas foram realizadas com gerentes globais de gestão de talentos.

Resultados

Os resultados mostram que a estratégia de padronização na identificação de talentos constitui a principal tendência. Essa escolha estratégica pode ser explicada por vários fatores: novas estruturas societárias, modo de entrada por meio de fusões e aquisições, cultura nacional/regional, proximidade geográfica e afinidade cultural, cultura organizacional, práticas de gestão dos países de destino e grau de integração entre Matriz e subsidiárias. A maioria das multilatinas privilegia as ferramentas de seu próprio design, em vez das “melhores práticas”. Diversos fatores foram identificados. São apresentadas as conclusões e futuras linhas de pesquisa.

Abstract

The concept of organizational identity became a subject of interest within the academic milieu in the mid‐1980s. In this paper, we propose the construct of legacy identities, those persistent identities that, first, endure over time at different levels of expression and, second, are comprised of resilient ideals from the past that represent the perceived persistent character of what the organization used to be. This construct is derived from a case study that portrays the radical transformation of a former state‐owned Brazilian company that became a subsidiary of a North American firm and survived the crisis that originated from its parent company’s debacle. Building on data from the case study, we develop a framework that shows the salience of different identities through time in the company and seek to explain the dynamics underlying these changes.

Abstract

Purpose

The purpose of this paper is to determine the factors that influence in the capital structure of non‐financial companies listed in the Stock Exchange of Lima.

Design/methodology/approach

To achieve this goal, the authors used the panel data model with random effects. The study of the capital structure has focussed on the Trade‐off Theory which states that firms finance their investments for tax benefits, while the Pecking Order Theory states that companies have an order of priority on obtaining funding.

Findings

The results obtained confirm that profitability, size, collateral value of assets (CVA) and non‐debt tax shields (NDTS) are the factors that determine the level of long‐term debt of these Peruvian companies.

Practical implications

The results obtained confirm that profitability, size, CVA and NDTS are the factors that determine the level of long‐term debt of these Peruvian companies.

Originality/value

This paper is a first contribution on the determinants of the level of indebtedness of the companies in Peru. There is an extensive literature on the determinants of capital structure, but it is the first work done for the business sector in Peru.

Propósito

El objetivo de este trabajo es determinar los factores que influyen en la estructura de capital de las empresas no financieras peruanas que listan valores en la Bolsa de Valores de Lima.

Diseño/Metodología/Enfoque

Para lograr este objetivo se ha utilizado el modelo de datos de panel con efectos aleatorios. El estudio de la estructura de capital de las empresas se ha enfocado en la teoría del trade‐off que manifiesta que las empresas financian sus inversiones para obtener ventajas fiscales, mientras que la teoría del pecking order manifiesta que las empresas tienen un orden de prioridad al momento de obtener financiamiento.

Resultados

Los resultados obtenidos confirman que la rentabilidad, el tamaño, el valor colateral de los activos y la protección fiscal diferente a la deuda son los factores que determinan el nivel de endeudamiento a largo plazo de las empresas peruanas.

Originalidad

Este trabajo constituye una primera aportación sobre los determinantes del nivel de endeudamiento de las empresas en el Perú. Existe una extensa literatura sobre los factores determinantes de la estructura de capital, pero es el primer trabajo que se realiza para el sector empresarial peruano.

Abstract

Our aim is to analyze the type of lender and the debt maturity of Chilean firms as a function of their ownership structure and their growth opportunities. We perform the empirical analysis using an unbalanced panel data of 169 firms from 1990 to 2001. Our results show that Chilean firms with growth opportunities, ownership concentration, and a need for external funds issue short‐term bank debt to finance their new investments. This financing source is an efficient mechanism in Chile to alleviate agency and asymmetric information problems. The Chilean institutional environment influences firms’ decisions on banking debt.

This article will attempt to answer the following question: what has been done to prevent corruption and promote a “good government” in Latin America, what are the results and what explains the current situation? After analyzing very different experiences, the following could be stated: (1) there is at least a formal concern for promoting integrity in several countries, but there are problems of diagnosis and formulation; (2) the examples of implementation failures are far too many in Latin America. In any case, the most important factor explaining failures of design and implementation is the presence of a social trap and a political trap. The social trap is expressed by the incoherence of society itself, which demands honesty from Government, but in practice incentivizes corruption by paying bribes, breaching rules, and demanding privileges within the framework of clientelist networks. The political trap emerges from the strong path dependency effect resulting from the consolidation of patronage or clientelist networks.

Abstract

This study investigates the conceptual and psychometric properties of trust in organizations. Critical review of recent literature led to the conclusion that there is no single agreed upon definition of trust and that controversy exists as to its construct validity. We present empirical results based on a complex procedure for scale development, which includes a design made up of four separate stages of research. The construct of trust in employment relationships was ultimately refined to entail three dimensions: harmony, reliability, and concern (HRC). The final results of this study led to the development of a standardized 16‐item instrument that can be used to measure trust in the context of employment relationships. Evidence of the scale’s reliability, factor structure, and validity is also presented.

Using a proprietary database of telecommunications projects in emerging markets, we investigate key location characteristics of private infrastructure projects in Latin America and Asia. We identify economic, institutional, sectoral, and cultural variables that influence project structure, and compare these environmental and structural characteristics between and within our focal regions. We find that investment projects in Latin America and Asia differ along a number of dimensions and that countries that are successful in attracting projects within regions demonstrate distinct environmental features that appear to draw that investment. We suggest that a contingency perspective is useful for understanding how different regions and countries offer advantages in some areas to compensate for liabilities in others.
