Abstract

Purpose

This study aims to explore academic women’s silence from the perspective of social cognitive theory (Bandura, 1986), by examining the triadic influences of the individual, environment and behaviour, which impacts their silence. The study examines how women use personal, proxy and collective agency (Bandura, 2018) to reduce silence.

Design/methodology/approach

Interviewing 22 academics (20 women, 2 men) at a leading Polish university, this study used the Gioia et al. (2013) method to analyse the interviews, creating first- and second-order codes and final aggregated concepts.

Findings

This study finds, from an environmental perspective, that societal-level gendering, which is underpinned by critical social factors and institutional logics that are part of Poland’s culture promoting gender stereotypes and family values influences women’s silence. There is clear evidence for the regression of women’s rights, which compounds women’s silence. These societal-level factors influence a hierarchical, bureaucratic organizational structure, alongside gender segregation. From an individual perspective, reasons for silence include socialization, fear, women’s lack of power, inequality and self-silencing to mitigate harassment or discrimination. Collective agency was a strongly mentioned theme to help reduce silence, which includes implementing training and development initiatives, creating a safe platform to voice concerns, structural transformation and cultural change.

Originality/value

This study contributes to literature regarding women’s silence by exploring reasons for silence through the lens of Bandura’s social cognitive theory and agentic perspective, which demonstrates how silence could be reduced through collective action, in the understudied context of Poland, which highlights how country context intersects with organizational context and individual experience, influencing women’s silence.

Abstract

Purpose

Drawing upon social exchange theory, this study investigates how witnessed incivility is related to psychological distress for employees. In addition, scholars dug deep into the potential moderating effect of self-esteem that links witnessed incivility, employee silence and psychological distress.

Design/methodology/approach

In data were obtained from 292 bankers at family-owned banks. In this work, data analysis was performed using Smart-PLS covariance-based SEM version 4.

Findings

The study results indicate that employee silence mediates witnessed incivility and psychological distress. Findings also suggest that high self-esteem can mitigate the harmful effects of witnessed incivility, indirectly causing silence and psychological distress among employees.

Practical implications

Family-owned bank management should encourage employees to speak up, demonstrate self-esteem and share their concerns. Thus, reducing witnessed incivility increases well-being, stress, and mental health in Pakistani family-owned enterprises which operate in diverse industries.

Originality/value

In the context of family-owned banks, our study adds context and theory to the existing body of knowledge by illuminating the underlying process that relates incivility with psychological distress By exploring the use of social exchange theory.

Abstract

Purpose

The study aims to attain insights into the impact of destructive leadership and citizenship pressures in inducing employee silence through the lens of social exchange and the conservation of resources theory. The research further relies on Friedkin’s attitude-behaviour linkage framework (2010), while taking into account the role of employees’ defensive cognitive evaluations, as against the previously accented emotion-focused explanations.

Design/methodology/approach

In order to corroborate the pertinence and contextual relevance of the framework, a survey-based study was conducted with a purposively selected sample of 133 full-time employees from the systemically important banks. The sample size was determined through an a-priori power analysis using G*Power, and the hypothesized serial mediation model was tested using PLS-SEM in SmartPLS v_4.0.

Findings

The findings accentuate the significance of destructive leadership in navigating employees’ silence directly and serially through continuance commitment and compulsory citizenship behaviours. The study also underlines that rather than being portrayed as unidimensional outcomes centered on attitudes, employee behaviours ought to be considered contingent retorts under attitude-behaviour cascades.

Originality/value

The study contributes to strategic human resource management literature by offering a cognition-based explanation for employees’ silence, taking Pakistan’s cultural and contextual orientation into cognizance. Extending on the attitude-behaviour linkage framework, the study provides that attitudes shaped by defensive cognitive evaluations may concurrently foster involuntary (citizenship) as well as voluntary (silence) behaviours.

Abstract

Our chapter explores the impacts of genderwashing practices within Hockey Canada (HC), a national organization that governs major and minor hockey leagues in Canada. A 2018 case involving allegations of sexual assault by members of the U20 junior men's hockey team acted as a catalyst to expose HC's organizational practice of silencing victims and covering up bad behavior. Through the application of media content analysis, we argue that HC's responses to the case (financial settlements, Nondisclosure Agreements, and a new educational and training program) reflect genderwashing practices and exemplify a superficial attempt to address sexual violence within the organization. What results is a culture of silence, poor leadership, and the normalization of violence within HC. Our chapter contributes to the genderwashing literature, through the development and application of genderwashing as a conceptual framework that can be applied to responses to allegations of sexual assault.

Abstract

Purpose

The purpose of this study is to explain why people respond to toxic leadership in different ways. The toxic triangle was applied as a lens and extended followership by investigating unsusceptible followers and susceptible followers.

Design/methodology/approach

This study employed Q methodology to illustrate the subjective viewpoints of 31 employees. Participants sorted 41 statements ranging from “most uncharacteristic” to “most characteristic” according to their beliefs using a forced distribution. We used qualitative data from the survey and follow-up interviews to document participant motivations.

Findings

Findings from this Q study demonstrated three distinct perceptions of responses to toxic leadership: Suffer in Silence (Perspective 1), Confront and Advocate (Perspective 2) and Quiet yet Concerned (Perspective 3). This study found that Perspectives 1 and 3 helped to explain differences in susceptible followership, whereas Perspective 2 helped to explain unsusceptible followership. Our research supports the need for organizations to provide safe whistleblowing channels for reporting unethical behavior by adopting clear policies for handling unethical behaviors and sharing those policies with all constituents within the organization.

Practical implications

Our research supports the need for organizations to provide safe whistleblowing channels for reporting unethical behavior by adopting clear policies for handling unethical behaviors and sharing those policies with all constituents within the organization.

Originality/value

Our study adds to the developing literature on followership by building a conceptual framework for response types that better explains the motivation and subsequent actions of susceptible and unsusceptible followers. This framework helps us identify new ways to combat toxic leadership by providing a more nuanced view of how employees perceive and respond to toxic leadership.

Abstract

This chapter presents a genderwashing critique of UK historic universities. Taking an interdisciplinary approach, it conceptualizes genderwashing and gender-based violence (GBV). Underpinned by feminist subjectivity, raising consciousness to women's situated lived experiences, examples of public declarations of gender equality by UK historic universities are considered alongside women's experiences of GBV. Using Walter's (2022) genderwash varieties, university hypocrisy is illustrated by women academic handmaidens, abuse of women in Professional Services, and women standing up to GBV. This chapter contributes “Eradicating and Silencing Women”and “Asking the Minority to Fix It” as genderwash processes, theorizing how genderwashing (or genderbleaching) in historic universities not only perpetuates the falsehood of practicing equality but also provides a veil to conceal GBV.

Abstract

Purpose

This qualitative case study aims to investigate how current services meet the emotional needs of young women growing up with perinatally acquired human immunodeficiency virus (HIV). Young women (15–19 years old), caregivers and service providers were recruited through three multidisciplinary HIV management centres in Malawi.

Design/methodology/approach

In-depth interviews were used to collect data for 14 “cases” (each “case” involved a young woman, a caregiver and a service provider, for a total of 42 participants). The interviews with adolescents were conducted using an innovative visual method known as the “my story” book.

Findings

Thematic analysis revealed that young women experienced traumatic experiences and emotional neglect after being diagnosed as HIV positive. Lack of adult support networks and social isolation were identified as intersecting factors contributing to their mental distress. According to the findings of this study, HIV care should more explicitly include comprehensive mental health-care services. This provision should include ongoing individualised counselling sessions, supplemented by communication skills training to help break the prevalent cultural silence on HIV issues. Young people living with HIV, in general, and young women, are more likely to experience mental health issues than their non-infected peers. Integrating comprehensive mental health evaluation and treatment into HIV care for young people can be beneficial.

Practical implications

Mental health issues are critical and underserved challenges among young people living with perinatally acquired HIV. Women experience a higher prevalence of mental challenges than men. Integrating comprehensive mental health evaluation and treatment into HIV care for young people can be beneficial. Therefore, interventions to assist young people with mental health issues are needed within the context of HIV management in Malawi.

Originality/value

Many studies on mental health and HIV/AIDS have been conducted. However, there is very little information as regards the emotional needs of young women growing up with perinatally acquired HIV. This study fills the void.

Abstract

In this chapter, we critically interrogate Pakistani Higher Education Commission (HEC)'s “Policy Guidelines against Sexual Harassment in Institutions of Higher Learning” (HEC, 2011, 2020) to reveal that the policy represents a form of rhetorical genderwashing, rather than a concerted attempt to effect structural change (Fox-Kirk et al., 2020). Through this critical interrogation, we introduce a new methodological approach to investigate genderwashing, that of collaborative feminist policy analysis. This chapter is based on the theoretical framework of Sara Ahmed's concept of “institutional nonperformativity” (2012). Pakistan recognized workplace harassment as a legal issue for the first time in the 2010 Sexual Harassment Act (Jabbar & Imran, 2013). The Act, and subsequent policies, was an attempt to practice equity and fairness in sexual harassment cases. Our investigation revealed that the policy reinforces gender power inequality, gendered language, and is an example of institutional silence, and genderwashing in the workplace (Fox-Kirk et al., 2020).

Abstract

Purpose

This study problematizes the prevailing normative and managerial-dominated view of self-initiated employee ambassadorship on social media from a power perspective. The aim is to provide a more nuanced and critical understanding of the negative aspects of this phenomenon.

Design/methodology/approach

The empirical material encompasses qualitative interviews with employees from 14 organizations and Foucault’s concept of disciplinary discursive power to analyze which and how discourses exert power over employee communication on social media and what role visibility plays in it.

Findings

This study indicates that employee ambassadors’ social media communication is governed by two discourses that create complex tensions, where ambassadors constantly must negotiate between self-branding requirements and an authenticity paradox. These tensions intensify through visibility on social media, where employees strategize and situationally silence their communication through self-monitoring and self-surveillance practices. Conclusively, the findings also outline the need for further critical research to offer a deeper understanding of power relations that influence the communication practices of organizational members.

Research limitations/implications

The paper contributes to a more nuanced understanding of self-initiated employee ambassadorship on social media and highlights disciplinary power relations that go beyond organizational borders.

Practical implications

The findings underscore that organizations need to address the critical aspects of self-initiated employee ambassadorship and act as facilitators to support employees in their navigation process.

Originality/value

This paper contributes a new critical power perspective on employee ambassadorship on social media.

Abstract

Purpose

This paper analyzes the ways in which accounting enables operations managers to enter and perform multiple roles in their interplay with organizational groups on the shop floor and in management, and the associated negotiations that operations managers have with “the self.”

Design/methodology/approach

Using field-based studies in a mining organization, the study draws on Goffman’s backstage–frontstage metaphor to analyze how operations managers enter and perform several roles with the aid of accounting.

Findings

The findings show that accounting legitimizes operations managers when they cross organizational boundaries, as accounting gives them an “entry ticket” that legitimizes their presence with the group. Accounting further allows operations managers to embrace more than one role by “putting on a mask” to become an outsider or insider in relation to a group. In performing their roles, operations managers exhibit varying attributes and knowledge. Accounting can thereby be withheld from, or shared with, organizational groups. The illusion of accounting as deterministic presented frontstage is not necessarily negotiated that way backstage. Rather, alternatives discussed backstage often become silenced in the frontstage performance. The study concludes that operations managers cross boundaries, embrace roles and exert agency as they navigate with accounting, enrolling it into their performance simultaneously as they backstage reflect upon accounting and its role for their everyday work.

Originality/value

This study relies on the frontstage/backstage metaphor to visualize the discrepancies in how accounting is enrolled into role performances and how seemingly categorical fronts do not necessarily share that dominant position backstage.
