Abstract

The past two decades have witnessed a transformation in the corporate human resource (HR) function – moving away from a role of balancing multiple interests toward a narrower focus on business objectives – yet we know little about how this change occurred. This study finds that the functional backgrounds of senior HR managers played an important role in determining the changing health benefits of large corporations. Managers with finance backgrounds controlled costs more than those with traditional HR backgrounds and contracted with fewer health plans – yet surprisingly without measured differences in health care quality management. These results suggest that more attention should be paid to the backgrounds of managers in the wider evolution of HR.

Abstract

Purpose

South Korean multinational enterprises (MNEs) have developed rapidly since the late 1950s. This chapter investigates South Korean MNEs’ talent management, more specifically international recruitment and selection policies and practices in their Chinese operations.

Methodology/approach

Using the snowball method through Chinese and Korean networks we recruited ten Korean MNEs to participate in this research. We conducted semi-structured interviews with key individuals within the organisations.

Findings

It reveals that South Korean MNEs tend to adopt the polycentric approach or a mixed approach of being polycentric and ethnocentric to international staffing, with the number of expatriates reducing gradually over time. South Korean MNEs adopt ‘one-way selection’ in recruiting and selecting expatriates and localise recruitment procedures and selection criteria for host-country nationals.

Originality/value

South Korean MNEs have paid inadequate attention to: firstly, expatriates’ career development; and secondly, personal and family issues emerging from expatriation and repatriation. This study highlights these issues.

Despite their increasing importance in innovation, employment creation and economic growth, there is a dearth of theory-driven research on the financing and capital structure of new technology-based firms (NTBFs).1 Hogan and Hutson (2005a) advance the High-Technology Pecking Order Hypothesis (HTPOH) to explain the role of equity in the financing of NTBFs in the software product sector. The HTPOH posits that NTBFs exhibit a hierarchical pattern of financing that gives precedence to internal sources, but if external financing is required, equity is preferred to debt. Abstract

This study analyses the threshold for debt of corporations under the debt-bias corporate tax system. We adopt a contingent claim model of the corporation to reflect the incentive effect of the debt-bias corporate tax system. This framework is based on aspiration level theory and the required probability for the successful completion of a project that is identical to decision weight probability in prospect theory. The proposed framework incorporates the debt-bias tax regulations prevailing in Organization for Economic Co-operation and Development (OECD) countries. When the OECD countries’ financial and non-financial corporation data were applied into framework, we observe that the government achieve equilibrium by employing contradictory corporate tax regulations. Moreover, we observe that corporations are intrinsically equity-loving, although the debt-bias corporate tax system stimulates corporations toward debt. This situation makes the government corporate revenue sensitive by placing it at the disposal of corporations’ financing choice instead of corporate profitability. The corporations’ threshold for debt assists in distinguishing between debt and equity-loving corporations. Moreover, corporations’ threshold for debt assists policy makers in deciding the appropriate combination of such reform policies as the Allowance on Corporate Equity and Comprehensive Business Income Tax. A transition from debt-oriented capital structure to equity-oriented capital structure may play an important role in promoting Islamic finance.

Abstract

Purpose

This paper examines how the management control practices of organization members enable the alignment of product development projects with potentially conflicting corporate strategies during the product development process.

Methodology/approach

Using an ethnomethodology informed research approach, we carry out a case study of an innovative New Zealand food company. Case study data included an internal company document, interviews with organization members, and an external market analysis document.

Findings

Our case study company had both sales growth and profit growth corporate strategies which have been argued to cause tensions. We found that four management control practices enabled the alignment of product development projects to these strategies. The first management control practice was having the NPD and marketing functions responsible for different corporate strategies. Other management control practices included the involvement of organization members from across multiple functions, the activities they carried out, and the measures used to evaluate project performance during the product development process.

Research limitations/implications

These findings add new insights to the management accounting literature by showing how a combination of management control practices can be used by organization members to align projects with potentially conflicting corporate strategies during the product development process.

Practical implications

While the alignment of product development projects to corporate strategy is not easy this study shows how it can be enabled through a number of management control practices.

Originality/value

We contribute to the management accounting research in this area by extending our understanding of the management control practices used during the product development process.

Abstract

Purpose

We examine how subsidiaries of multinational companies communicate with headquarters about business opportunities they perceive in their local environment. Our aim is to provide in-depth insights into how communication is used to attract the attention of headquarters.

Methodology/approach

We study four communication processes of opportunities recognised by subsidiary managers in four different units within the same multinational corporation.

Findings

We find that communication is influenced by the subsidiaries’ perception of their relationship with headquarters. Importantly, we find that subsidiaries in emerging countries show different communication patterns than those in advanced markets. Our results further point out that multinationals from advanced countries face the challenge to respond to the increased salience of opportunities from emerging economies, while at the same time still working within existing communication patterns and structures that are not adapted to this new situation.

Originality/value

Our study presents communication processes within multinationals beyond the frequency of communication, including a variety of aspects of communication. Doing so, we are able to point out that open communication is not achieved with all subsidiaries, and what is worse, seems most of all to be challenged for subsidiaries in emerging markets, risking promising business opportunities in these markets.

Abstract

The case of Alpha, a group of small subsidiaries, confronted with a strong crisis following the implementation of an enterprise resource planning (ERP) in a context of financial crisis (Spanish subsidiaries) allows the authors to illustrate the dynamics of collective bricolage, from individual bricolage to intra-subsidiary bricolage and then inter-subsidiary bricolage, network and more globally a strategy of bricolage within the group. Would multi-level bricolage be a new way for companies facing more and more crises, scarcity of resources and uncertain environments?

The action research (AR) conducted by the ERP project manager – researcher – during two years (2012–2014) shows a dynamic that increases tenfold the potential of discovering at low-cost tinkered solutions that work, adapted to the specificities of the group. Bricolage includes the constitution of the repertoire of resources (material and immaterial resources and intimate knowledge of resources) and the art of bringing the different elements of the repertoire into dialogue (tests, permutations and substitutions) in order to find an arrangement that works despite limited resources (Lévi-Strauss, 1966). In order to combine the advantages of an ERP designed according to an engineer approach and the advantages of small subsidiaries (flexibility, reactivity and local adaptations) accustomed to “bricolage,” to make do with the means at hand, the group is gradually developing a “strategic bricolage” approach. This approach contributes to enriching the repertoires of resources and developing the capacity for dialogue between the elements of the different repertoires (individuals, subsidiaries, countries, activities, external network and group), which encourages the discovery of bricolage solutions that are difficult to imitate. The evaluation of the tinkered solutions at both the local and global levels allows the group to improve, enhance and disseminate them to all subsidiaries.

Abstract

The study this chapter reports focuses on how network theory contributes to the understanding of the internationalization process of SMEs and measures the effect of network capability on performance in international trade and has three research objectives.

The first objective of the study relates to providing new insights into the international market development activities through the application of a network perspective. The chapter reviews the international business literature to ascertain the development of thought, the research gaps, and the shortcomings. This review shows that the network perspective is a useful and popular theoretical domain that researchers can use to understand international activities, particularly of small, high technology, resource-constrained firms.

The second research objective is to gain a deeper understanding of network capability. This chapter presents a model for the impact of network capability on international performance by building on the emerging literature on the dynamic capabilities view of the firm. The model conceptualizes network capability in terms of network characteristics, network operation, and network resources. Network characteristics comprise strong and weak ties (operationalized as foreign-market entry modes), relational capability, and the level of trust between partners. Network operation focuses on network initiation, network coordination, and network learning capabilities. Network resources comprise network human-capital resources, synergy-sensitive resources (resource combinations within the network), and information sharing within the network.

The third research objective is to determine the impact of networking capability on the international performance of SMEs. The study analyzes 11 hypotheses through structural equations modeling using LISREL. The hypotheses relate to strong and weak ties, the relative strength of strong ties over weak ties, and each of the eight remaining constructs of networking capability in the study. The research conducts a cross-sectional study by using a sample of SMEs drawn from the telecommunications industry in Ireland.

The study supports the hypothesis that strong ties are more influential on international performance than weak ties. Similarly, network coordination and human-capital resources have a positive and significant association with international performance. Strong ties, weak ties, trust, network initiation, synergy-sensitive resources, relational capability, network learning, and information sharing do not have a significant association with international performance. The results of this study are strong (R2=0.63 for performance as the outcome) and provide a number of interesting insights into the relations between collaboration or networking capability and performance.

This study provides managers and policy makers with an improved understanding of the contingent effects of networks to highlight situations where networks might have limited, zero, or even negative effects on business outcomes. The study cautions against the tendency to interpret networks as universally beneficial to business development and performance outcomes.

Abstract

Purpose – This study analyses the various skills needed by today's accounting graduates in order to be suitable for the Ghanaian banking industry.

Design/methodology/approach – The study adopted a simple random sampling technique to select 15 of the 27 banks currently in the banking industry, a sample selected as first part of a total banking industry study. Questionnaires were used, supported with interviews, to collect the data from the responding 13 banks.

Findings – The study revealed that variables (in order of preference) such as; positive attitude, communication skills, strong work ethics, team work, good interpersonal skills, analytical and problem-solving skills, flexibility and adaptability, management and organizational skills and strong IT skills are some of the key skills employers expect accounting graduates to have in order for them to be deemed ready for the banking industry.

Research limitation – The only targeted respondents were the human resource and branch managers. The result could have been different if the sample had been widened to cover a greater number of the banks in the industry and included other responding groups like accountants.

Practical implications – The findings offer guidance to those involved in the training of accountants in tertiary institutions and graduates of accounting seeking to develop skills necessary for the banking industry.

Originality/value – This is a major contributor to skills-analysis-requirement of specific jobs, looking at the banking industry. The case can be extended for other job-specific industries like insurance.
