Abstract

In Switzerland farm succession is predominantly patrilinear and controlled by a patriarchal system of succession. A postal survey on farm succession in Switzerland in 2004 elucidated the gender patterns of conditions of succession: the current share of female farm operators stands at 6%. There are no trends towards change. The number of potential female successors ready to take over the farm in the next generation cited by the present operator is again 6% (Rossier & Wyss, 2006). In Switzerland by law women and men are considered equal in all ambits of life. The Act on Gender Equality came into force in 1996. Since then all federal laws that treated women differently from men have been amended.

Women are becoming more and more visible in family firms. They appear to be the adhesive that bonds the family together and may, therefore, help explain why some families are a key source of strength for their business while others struggle to maintain family harmony and business success. Yet, these women face many challenges in working for their family’s business. In this chapter, we offer a brief review of the literature as related to the historical perspectives in terms of CEO wives and daughters and concerns about primogeniture. We conclude with a discussion on progress and capture the experiences of women working in their family’s business.

Abstract

What are the unique challenges for daughters who inherit ownership in family enterprise? How does their path to ownership influence their impact? What dilemmas are associated with their ownership roles? How can women best respond to the challenges of ownership? This chapter offers preliminary answers to these questions, including suggestions for enhancing the ability of women owners—especially daughters—to engage constructively with the businesses they inherit.

We focus on daughters serving in three distinctive roles: (1) as “operating owners” working in the family company and pursuing careers and leadership roles in management; (2) as “governing owners” serving as chairs or directors on the board of the business, or as members of other governance forums such as a family council, an owners’ council or the board of the family’s philanthropic foundation; and, (3) as “engaged owners” who are neither in operational or governance roles but are keenly connected to the enterprise’s success and continuity.

Our fundamental thesis is that the active participation of daughters as operating, governing or engaged owners enhances the continuity of the enterprise by expanding the pool of managerial and governing talent available to the business and by fostering inclusion, commitment and unity among the owners. We conclude by describing three interventions that can facilitate the dilemmas daughters face as owners and empower them to engage constructively with the family enterprise: (1) education, (2) mentorship and network support, and (3) well designed structures and roles.

Abstract

The importance of family firms for the development of capitalism, both past and present, has in recent years become widely recognized. Today there is a fast increasing body of literature about forms of family business and variations in family capitalism. Despite this new interest, few of these studies have made the family itself the focus of enquiry – and how different types of family structures and cultural traditions may influence the strategies and development of the family firm. Such connections are explored by comparing and discussing two cases of family firms and their history, set in Norway and Italy, respectively. It is argued that these two cases may be seen as examples of quite different ‘modes of familism’, with different implications for the running of an economic enterprise. These differences concern, first and foremost, cultural conceptions of gender, forms of inheritance, and the role of marriage in constituting the family firm.

Abstract

This chapter expands our understanding of daughters’ inclusion in family business succession, analyzing why and how it can and does take place. Our work reveals that things are much more complex and diverse than research tells us in terms of daughters, their families, and their businesses.

Daughters are not only “in” or “out” of the family business. They can be included in a variety of ways, at different moments, following different paths, in a diversity of contexts. Based on 10 years of qualitative research data on family business succession, we explain and discuss how gender dynamics in the family and the business systems affect succession practices and outcomes, beyond the individual level analysis.

We used six selected and contrasted cases to illustrate the influence that gender, birth order, family inherited culture, business hierarchies and history, interpersonal relationships (parents-heirs-other stakeholders), as well as ownership transfers, governance rules and management procedures have on intergenerational succession, and particularly in daughters’ family business inclusion. From our findings, readers can draw practical recommendations for family business owners, managers and successors.

Marshall (1950, p. 10) saw civil citizenship rights as concerning individual liberties, such as freedom of speech, property ownership rights, personal liberties and rights to justice. Women obtained many of these rights only after the acknowledgement of their political citizenship (Walby, 1997, p. 175) and much later than men did. Civil citizenship includes a whole range of issues which cannot be covered in this book. This book focuses on the gender aspects of ownership and land succession. Land succession is interrelated with a series of other civil citizenship rights issues such as access to training and education. While succession is also interrelated with issues of social (social security eligibility), economic (division of labour in the families) and political (political participation and representation) citizenship issues, these relations are to be discussed later.

Abstract

This study explores the manner in which gender inequality in the transition into self-employment is associated with the institutional contexts of family and labour market structures in the East Asian countries of Japan, Korea and Taiwan. This work contributes to theoretical debates on gender inequality and entrepreneurship because prior research on female self-employment has lacked a theoretical viewpoint on the mechanisms by which conditions for female entrepreneurship depend on the macro-structural arrangements of family and labour markets. By evaluating female employment in light of the patriarchal Confucian ideology, I examine gender disparities among individuals in terms of effects of paternal self-employment, their experiences as family workers and their marital status on their transition into self-employment. The results of this study show that women in Japan and Taiwan do not benefit from the self-employed status of their fathers as much as their male counterparts. Additionally, female family workers in the three countries had considerable disadvantages in becoming self-employed, which implies that female family workers continue to be exploited by self-employed owners, namely, their husbands. In contrast, the effects of marital status, with both sexes, on their transitions into self-employment differed widely among the three countries, reflecting the various barriers to self-employment and the differing conditions for female employment in each country. Overall, this study demonstrates that gender inequality in the transition into self-employment is related to family structures unique to these East Asian countries. This study, however, did not compare the dynamics of self-employment between East Asian societies and other industrialised nations. Future studies should explore whether the findings of this study are applicable to other industrialised societies.

Abstract

This chapter focuses on Norwegian farm families by analysing succession patterns across generations and genders in “beanpole” families, i.e. those with several living generations (Brannen, Moss, & Mooney, 2004). The focus is on transfer of property in the case of farm families and its importance for gender relations. Succession here refers to the transfer of farm management control, which may be seen as a continuous, multi-phase process in farm families which begins when the successor is young with gradual assumption of specific responsibilities within the farm business (Symes, 1990). One aim of the chapter is to connect changes in succession praxis in the case of farm families in Norway with the societal changes of three-four generations over the twentieth century. The dynamics of families and households are regarded as key elements of issues such as farm structure (Bengtson, 2001; Bokemeier, 1997; Hareven, 1996; Willson, Shuey, & Elder, 2003), and farm families offer an interesting case for examining intergenerational relations (Brandth, 2002; Elder, Rudkin, & Conger, 1995; Elder, Robertson, & Rudkin, 1996; Lee & Cassidy, 1981; Melberg, 2003).

Mentoring is an intense relationship between a senior experienced individual who is the mentor and a less experienced individual who is the protégé. Mentors provide counselling, guidance, advice, support and feedback for the protégé's personal and professional development. With the well-being of the family as the central issue in family firms, mentoring is often seen to be akin to a parent–child relationship. In Bangladesh, paternalistic and informal parental mentoring is the norm for grooming children both morally and professionally. Using six caselets of large family firms of Bangladesh, this chapter provides insight into the paternalistic style of mentoring, and also the generational differences in mentoring between the firm's owner and his successor.
