Abstract

Purpose

Many organisations monitor statistics on the background of job applicants to inform diversity management, a practice known as equality monitoring (EM). The study examines perceptions of EM and employers that use it. Additionally, it aims to assess potentially salient group differences in attitudes towards EM, focussing on perceived history of employment discrimination, ethnicity, sex, and a comparison between the UK and Sweden – two countries which differ extensively in EM prevalence.

Design/methodology/approach

A cross-sectional self-report survey assessed attitudes toward EM, attraction to employers using it, pro-equality and diversity attitudes, perceived history of employment discrimination and background characteristics (e.g. ethnicity and sex), and compared a UK and Sweden sample (N = 925).

Findings

The results reveal positive perceptions of EM overall. Although no differences were observed between UK ethnic majority and minority respondents, White British men rate employers using EM as less attractive with increasing levels of perceived past discrimination. Women have more positive perceptions than men. Finally, the UK sample rated EM more positively than the Sweden sample.

Originality/value

Despite EM being widespread, the study is the first to investigate detailed perceptions of it, making group and country comparisons. Results support the use of EM in HRM but highlight the need for clear communication to avoid confusion with positive discrimination, which is perceived negatively in some majority group members, and to allay fears of data misuse. Recommendations are made for future implementation.

Abstract

Purpose

This paper investigates the constraints an organisation faces when using recruitment agencies and having to trade-off between the speed of hiring a candidate, the cost of a candidate and the match of the candidate against the job requirements across different job seniorities. We analyse how technology can shift the cost and hiring speed in spite of these constraints.

Design/methodology/approach

The research design is exploratory, quantitative and cross-sectional. The study employed a two-factor, unbalanced class Analysis of Variance (ANOVA) including interaction effects to test the difference between the means of the class of interest and a control class.

Findings

Our empirical findings confirm that (1) the technological innovation of a recruitment agency marketplace can liberate organisations from their time, cost and quality hiring constraints, accelerating the time to hire by four times and reducing costs by over 12%, and (2) these results hold across varying role seniority levels.

Originality/value

This study contributes to the existing literature in three ways: (1) it introduces the recruitment triangle from project management into the recruitment literature; (2) it demonstrates how technological innovations such as recruitment agency marketplaces are able to provide a shift in the constraints posed by the recruitment triangle.

Abstract

Purpose

This study aims to explore the implementation of artificial intelligence (AI) into recruitment by considering its potential to maximise the effectiveness of the human resources (HR) processes, challenges associated with the implementation and ethical concerns.

Design/methodology/approach

A qualitative research approach was used to reach the stated objectives within the context of the small open economy – the Czech Republic. Interviews were conducted with four participants, Czech-based recruiters, each with five or more years of experience in their field. The interviews were conducted in Autumn 2023 within the online platform. The answers were transcribed and thematically analysed.

Findings

The participants who were interviewed heavily emphasised the importance of the role of the human factor in recruitment, yet several observations and insights were obtained. In particular, some interviewees indicated a possible usage of a chatbot for the first round of the candidates' selection, but they see it as problematic in the final decision on the position fulfilment, where the human factor is not replaceable so far. The key ethical challenges of the broader implementation of AI in the recruitment practices of the respondents remain the risks regarding privacy and data protection, especially the General Data Protection Regulation (GDPR) legislation.

Originality/value

This article delivers pertinent insights for recruiters on using AI in recruitment, bringing forth a more subtle understanding of the faceted subject of AI-based recruitment.

Abstract

Purpose

Previous studies show that the implementation of gender equality encounters resistance in military organizations, but it is often invisible or seen as confined to anonymous structures or troubled individuals. This paper aims to show how the Swedish Armed Forces (SAF) use organizational principles to resist implementing gender equality measures.

Design/methodology/approach

The study is a qualitative analysis of discursive strategies in the SAF’s 2013–2018 annual reports to government.

Findings

The organizing principles of instrumentality and distance, while existing in parallel with gender equality efforts, actually pursue logics that prevents the SAF from implementing gender equality. The principle of instrumentality in this context means that gender equality in the SAF is of secondary interest to organizational members. The principle of distancing from the problem includes strategies that alienate female from male officers.

Originality/value

The contribution of this paper is the finding that the use of organizing principles represents conscious organizational resistance to gender equality efforts. This kind of use needs to be revealed and criticized to change military organizations.

Abstract

Purpose

This study aims to explore which outcome measures are used by occupational therapy staff in adult social care settings in the UK, and the factors affecting use of outcome measures.

Design/methodology/approach

A quantitative descriptive research design was used, using a cross-sectional study to explore occupational therapy staff views on the use of outcome measures. A 38-question survey was developed on Microsoft Forms. Recruitment occurred online over a three-week period in 2021 via the social media platform “Twitter”. Results were analysed using Excel using descriptive statistics and qualitative results used thematic analysis.

Findings

Participants (n = 20) used a range of outcome measures (13) in adult social care settings in the previous 12 months. Standardised measures were used by half the sample in the previous 12 months. The Therapy Outcome Measure and Barthel Index were in most use. The breadth of adult social care practice and practical factors such as caseload and lack of a meaningful tool were found to be barriers to outcome measure use. Facilitators included service improvement, accountability, use of audit and professional occupational therapy leadership.

Research limitations/implications

The overall use of outcome measures can be considered low in this setting, with manager support seen to be key to the use of outcome measures. Further research is needed to investigate nationwide use.

Practical implications

Training, time and manager support are key to use of standardised tests and outcome measures in the adult social care settings. The use of occupational performance measures should be considered to demonstrate unique professional impact.

Originality/value

This contemporary study reveals use of outcome measures within occupational therapy adult social care services in the UK, which is an under researched and under published area.

Abstract

Purpose

This paper aims to examine the association between audit quality threatening behaviour (AQTB) and three team equality dimensions: deindividuation, social identity and gender equality. Discrimination among auditors has been experienced in accounting firms across the world, which can lead to behaviour that risks the quality of work. The negative influence of this behaviour can have consequences for clients, audit firms, regulators and the wider society due to the threat on audit quality.

Design/methodology/approach

A questionnaire was conducted at a Big 4 audit firm in Sweden. Members of audit teams that worked together on one specific engagement were asked to give their perceptions of their experience of equality and behaviours within the team. Hypotheses were tested using ordered logistic regression and partial least squares structural equation model.

Findings

Audit teams that experience deindividuation conduct more AQTBs and audit teams with higher social identity conduct less AQTBs. However, the audit team’s social identity can moderate the audit teams’ experience with deindividuation and reduce AQTB.

Originality/value

With a unique data set of practising audit teams, this study is the first to investigate how audit team equality is related to AQTB. Contributions are made to practitioners about audit team dynamics since the AQTB occurs as part of the audit decision-making process that influences audit quality. Inequality also has recruitment and reputation consequences. Thus, contributions are made to the audit market that is interested in audit quality. The study also contributes empirical evidence from an audit team context about behavioural outcomes and the social identity and deindividuation model theory (Klein et al., 2007; Reicher et al., 1995).

Abstract

Purpose

This study aims to research the job search journey of Portuguese Millennials. A job search journey is defined as the contact points between organisations and candidates throughout the job search process and the flow of this journey.

Design/methodology/approach

Data were collected through in-depth, semi-structured interviews with 13 individuals.

Findings

This paper shows that the contact points established by individuals during the first stage of their job search influence the subsequent contact points chosen to gather information about the organisation and also the journey undertaken up until the decision is made to apply for the job.

Originality/value

This research intends to contribute to the existing literature in two ways: it proposes a new concept which is designated the job search journey, and it maps out the job search journey of Portuguese Millennials.

Abstract

Purpose

This study aims to analyze the relationship between attitudes towards organizational diversity and towards trans people, correlating them with the levels of transphobia among HR professionals. Drawing upon the Intergroup Contact Theory, we also seek to understand whether the results may be influenced by the contact variable.

Design/methodology/approach

Data were collected through the administration of a questionnaire to a sample of 184 HR professionals. The questionnaire was comprised of self-constructed questions and previously validated scales, including: Attitudes Toward Diversity Scale (ATDS) (Montei et al., 1996), Attitudes Toward Transgendered Individuals (ATTI) Scale (Walch et al., 2012) and Genderism and Transphobia Scale (GTS) (Hill and Willoughby, 2005).

Findings

The results do not show high levels of negative attitudes towards organizational diversity or intolerance towards trans people, being these variables correlated, with higher levels of intolerance in the portion of the sample without contact with trans people.

Originality/value

This article contributes to the increase of knowledge in the field of HR Development Policies focusing on the thematic of Diversity and Inclusion, which is a very current and important topic in organizations today. Also, the relevance and contribution of the study point to the need for Human Resources Management Practices that take on positive discrimination and/or encourage the adoption of affirmative actions by organizations.

Propósito

Este estudio tiene como objetivo analizar la relación entre las actitudes hacia la diversidad organizacional y hacia las personas trans, correlacionándolas con los niveles de transfobia entre los profesionales de recursos humanos. Basándonos en la Teoría del Contacto Intergrupal, también buscamos comprender si los resultados pueden estar influenciados por la variable de contacto.

Diseño/metodología/enfoque

Se recopilaron datos a través de la administración de un cuestionario a una muestra de 184 profesionales de recursos humanos. El cuestionario estaba compuesto por preguntas autoconstruidas y escalas previamente validadas, que incluían: Attitudes Toward Diversity Scale - ATDS (Montei et al., 1996), Attitudes Toward Transgendered Individuals (ATTI) Scale (Walch et al., 2012) y Genderism and Transphobia Scale - GTS (Hill and Willoughby, 2005).

Hallazgos

Los resultados no muestran altos niveles de actitudes negativas hacia la diversidad organizacional o intolerancia hacia las personas trans, siendo estas variables correlacionadas, con niveles más altos de intolerancia en la porción de la muestra sin contacto con personas transgénero.

Originalidad/valor

Este artículo contribuye al aumento del conocimiento en el campo de las políticas de desarrollo de recursos humanos, centrándose en la temática de Diversidad e Inclusión, la cual es un tema muy actual e importante en las organizaciones hoy en día. Además, la relevancia y contribución del estudio señalan la necesidad de prácticas de gestión de recursos humanos que asuman la discriminación positiva y/o fomenten la adopción de acciones afirmativas por parte de las organizaciones.

Abstract

Purpose

The purpose of this study was to explore 232 service providers’ and policymakers’ experiences of supporting children’s well-being during the pandemic, across sectors, in 22 countries – including Kenya, the Philippines, South Africa, India, Scotland, Sweden, Canada and the USA, in the last quarter of 2020.

Design/methodology/approach

A smartphone survey delivered via a custom-built app containing mostly open-ended questions was used. Respondents were recruited via professional networks, newsletters and social media. Qualitative content analysis was used.

Findings

The findings reveal numerous system-level challenges to supporting children’s well-being, particularly virus containment measures, resource deficiencies and inadequate governance and stakeholder coordination. Those challenges compounded preexisting inequalities and poorly affected the quality, effectiveness and reach of services. As a result, children’s rights to an adequate standard of living; protection from violence; education; play; and right to be heard were impinged upon. Concurrently, the findings illustrate a range of adaptive and innovative practices in humanitarian and subsistence support; child protection; capacity-building; advocacy; digitalisation; and psychosocial and educational support. Respondents identified several priority areas – increasing service capacity and equity; expanding technology use; mobilising cross-sectoral partnerships; involving children in decision-making; and ensuring more effective child protection mechanisms.

Practical implications

This study seeks to inform resilience-enabling policies and practices that foster equity, child and community empowerment and organisational resilience and innovation, particularly in anticipation of future crises.

Originality/value

Using a novel approach to gather in-the-moment insights remotely, this study offers a unique international and multi-sectoral perspective, particularly from low- and middle-income countries.

Abstract

Purpose

Healthcare systems are under pressure to improve their performance, while at the same time facing severe resource constraints, particularly workforce shortages. By applying resource-dependency-theory (RDT), we explore how healthcare organizations in different settings perceive pressure arising from uncertain access to resources and examine organizational strategies they deploy to secure resources.

Design/methodology/approach

A cross-sectional survey of key decision-makers in different healthcare settings in the metropolitan area of Cologne, Germany, on perceptions of pressure arising from the environment and respective strategies was conducted. For comparisons between settings radar charts, Kruskal–Wallis test and Fisher–Yates test were applied. Additionally, correlation analyses were conducted.

Findings

A sample of n = 237(13%) key informants participated and reported high pressure caused by bureaucracy, time constraints and recruiting qualified staff. Hospitals, inpatient and outpatient nursing care organizations felt most pressurized. As suggested by RDT, organizations in highly pressurized settings deployed the most vociferous strategies to secure resources, particularly in relation to personnel development.

Originality/value

This study is one of the few studies that focuses on the environment's impact on healthcare organizations across a variety of settings. RDT is a helpful theoretical foundation for understanding the environment's impact on organizational strategies. The substantial variations found between healthcare settings indicate that those settings potentially require specific strategies when seeking to address scarce resources and high demands. The results draw attention to the high level of pressure on healthcare organizations which presumably is passed down to managers, healthcare professionals, patients and relatives.
