Abstract

Purpose

This chapter provides an exciting opportunity to advance our knowledge of equality and diversity of students in higher education (HE). My main reason for choosing this topic is personal interest.

Design

Critical race theory (CRT) and the social identity theory were used as analytical tools in understanding equality and diversity of students in higher education.

Findings

Managing equality and diversity of students in higher education can be done through the tournament conception, trial conception, leveling conception, remedy conception, and job-interview conception. The primary intrinsic limit to equality of opportunity of students in higher education institutions (HEIs) is the persistence of irreducible differences between families in their economic, social, and cultural resources. Policy can partly compensate for economic differences but can scarcely eliminate the potency of the family in cultural capital and social networks. Students from advantaged social groups enjoy more access to elite universities through the influence of policies. Disadvantaged students from social groups are excluded from accessing top HEIs. Students in elite universities enjoy more advanced educational opportunities than those in nonelite universities, and they are more advantaged to be placed in the job market.

Research Limitations

Student pedagogic (content knowledge) and formative (evaluation) opportunities in HEIs may not be achieved when equality and diversity is dissociated from its academic content and reduced to access for the sake of access. Universities are expected to develop a repertoire of lecturing methods to enable students to learn (Gudmundsdottir, 1990, p. 47). Students constrained by financial considerations, or not given a choice, are not in a position to achieve equality and diversity in their choices of the benefits offered by HEIs as the constrains may limit them from having the necessary resources. Differences between the students’ contexts of learning may also place limit to their performance ability because of the differentiated contextual background. Recruit of students to universities should include students from diverse contextual backgrounds. In addition, universities ought to integrate diversity management with their admission policies and other strategic choices. The chapter focuses only on equality and diversity for students in HEIs. Again, it is limited by relying on the researcher’s experiences and literature review only. In addition, interviews with students and staff at universities were not done because literature reviewed gave more information from researches based on findings of other scholars.

Originality

Higher education institutions (HEIs) should engage students and listen to their needs for equality and diversity to be realized. Debate continues about the best strategies for the management of discrimination that comes in many forms depending on the perceptions of the individuals affected.

There has been an explosion of interest in “Equity, Diversity, and Inclusion” (EDI) – also referred to as DEI among other acronyms. On the one hand, this management trend has the potential to draw attention to the ways in which organizational practices and climates can be transformed to have a positive impact on the underrepresentation of women and other marginalized and excluded groups in the workplace. On the other hand, there may be real consequences for women as EDI replaces other concepts such as women's rights, gender equality, affirmative action, employment equity, gender discrimination, etc. This chapter applies a gender lens to the EDI concept and management policy and practice. It juxtaposes EDI's emergence with the lack of progress on gender equality that is observed and measured in many regions of the world and highlights several critiques that may explain this lack of progress. It also identifies what EDI policies and practices need to take into consideration to better address gender inequality in the workplace. Legal approaches are discussed along with a list of potential areas of research on EDI and gender equality to determine the best path forward for making concrete progress on true equality for women in the workplace.

Abstract

Purpose

The pursuit of equality and valuing of diversity are central tenets of much organisational thinking and public policy development. However, in this current age of austerity we are witnessing a number of existing and proposed “fairness initiatives” feeling the sharp blade of a cost‐cutting axe. This paper is a reflexive response that aims to examine a piece of action research in the field of industrial relations. It aims to take the professional UK association, the British Universities Industrial Relations Association (BUIRA), as a case study and consider how issues of equality and diversity have been viewed by the organisation both in theory and practice. Using a framework which acknowledges the need for multiple levels of analysis (macro, meso and micro) and which argues for an intersectional approach, the paper seeks to detail the measures adopted by BUIRA so as to augment its organisational responsiveness to various equality and diversity concerns. It also provides an insight into how the authors, as equality and diversity academics, reflected on the process of creating policy through their own research activities. A further aim of the paper is to highlight the scope and character of equality and diversity initiatives undertaken by BUIRA, and to discuss some of their implications for its membership – both now and in the future.

Design/methodology/approach

What began as a simple policy piece of research developed into a multi‐method, quantitative and qualitative, action‐based project. It also became a reflexive study of how and by what methods research is conducted. A quantitative and qualitative survey of BUIRA members was followed with interviews with past‐presidents of the organisation. Historical data in the form of a comprehensive 2010 retrospective on BUIRA were also consulted.

Findings

The authors' empirical material was analysed with reference to a theoretical framework that acknowledges the importance of intersectionality at all levels of analysis. The study's findings are discussed in relation to macro, meso and micro influences and reference is made to how these three levels intersect in examining views and perceptions in relation to equality and diversity within BUIRA. The main findings are that while BUIRA as an association has acted to combat perceptions that it is dominated by older White men who prioritise traditional elements of industrial relations (IR), this view still persists for some of the membership. The membership survey indicated that it was female, younger or less established academics in particular who held this view, suggesting that in challenging inequalities within the IR academic community BUIRA may still have a way to go.

Practical implications

A key implication is that representative organisations such as professional associations need to consider equality and diversity aspects that reflect the membership they serve. This has been acknowledged as fundamental in both workplaces and trade unions and now requires similar commitment from professional associations. Of course, the scope and character of initiatives are also context‐sensitive, as reflected by non‐linear progress in equality initiatives undertaken by these and other organisations.

Originality/value

The research offers an analysis of equality and diversity within a professional association which is an under researched area.

Abstract

Purpose

The purpose of this paper is to examine the effects of the recent introduction of equality and diversity initiatives to the workplace in the UK public sector. It provides an overview of the changing work patterns through the experiences of lesbian, gay and bisexual (LGB) employees in UK local councils.

Design/methodology/approach

A case study has been conducted into the perceptions of managers and staff around council's approach and its impact on equality and diversity issues through a quantitative survey and a set of semi‐structured qualitative interviews. A framework of equality and diversity is constructed to create much needed linkages between the organisation's policies, processes and culture.

Findings

The study has revealed that despite a lack of promotion of the equalities framework, the “hard” notion of equality and diversity is understood and embedded in many parts of the organisation. However, there is little evidence that councils are perceived to have a clear organisational equality and diversity strategy, and there is little activity intended to encourage active discussion around the issue of sexual orientation, inhibiting the development of “soft” knowledge and of confidence in managing day‐to‐day issues of sexual orientation.

Originality/value

The paper illuminates the effectiveness of equality and diversity management strategies focusing on sexual orientation in UK local councils. The findings should be of value to policy makers who need to understand the needs of a diverse workforce in order to plan new ways of managing equality and diversity.

Abstract

Purpose

The purpose of this paper is to discuss how equality and diversity are experienced in everyday work within Finnish work organizations and how equality policy and diversity management participate in maintaining the inequality regimes of the organizations.

Design/methodology/approach

The empirical findings are based on 31 interviews, which were collected in two private sector work organizations. Inequality regimes, the interlocked practices, and processes that result in continuing inequalities in all work organizations, are used as an analytic tool.

Findings

There is an individualizing tendency of equality in Finnish work organizations, which is also the premise of diversity management. Accordingly, the organizations cannot address structural and historical discrimination based on gender, race, and class. Also, when diversity is intrinsic to the corporate image, the members of the organization downplay and legitimize inequalities in their organization.

Originality/value

The paper analyzes inequality regimes in a context that should be ideal for equality and diversity: Finland, where gender equality policies are relatively progressive, and organizations that strive for equality and diversity. This gives new insight on why inequalities are difficult to change.

Abstract

Purpose

The paper has two purposes: to introduce a new perspective on power and resistance in equalities work; and to trouble either or theorisations of success and failure in this work. Instead it offers a new means of exploring micro‐practice.

Design/methodology/approach

The paper applies/develops an “actor network theory” (ANT) analysis to a single case study of Iopia, a Black woman equalities practitioner working in a prison education context. It uses this to explore the ways in which Iopia interacts with a variety of human and non‐human objects to challenge racism in this context.

Findings

Iopia, from an initial position of marginality (as a Black woman experiencing racism) is able to establish herself (by virtue of this same identity as a Black woman combating racism) as central to a “new” network for equality and diversity. This new network both challenges and sustains narrow exclusionary definitions of diversity. Thus, Iopia's case provides an example of the contradictions, and paradox, experienced by those working for equality and diversity.

Research limitations/implications

In the future, this type of feminist ANT analysis could be more fully developed and integrated with critical race and other critical cultural theories as these relate to equalities work.

Practical implications

The approach, and, in particular, the notion of translation, can be used by practitioners in thinking through the ways in which they can use material objects to draw in multiple “others” into their own networks.

Originality/value

The article is one of the first to explore equalities workers via the lens of ANT. It is unique in its analysis of the material objects constituting both diversity workers and diversity work and thus its analysis of diversity workers and their work as part of a complex set of social and “material” relations.

Abstract

Purpose

There seems to exist a widespread, unquestioned and unquestionable consent, both in research and practice, that there is a moral value inherent in equality and related initiatives toward diversity and inclusion. However, this consent is primarily based on political convictions and emotional reasons, and is without any strong ethical grounding. Whilst a considerable volume of research has been carried out into different facets of the economic value of initiatives toward equality, diversity, and inclusion (EDI), comparatively little research has been undertaken into its moral value. Therefore, the purpose of this paper is to structure the moral perspectives on EDI more precisely and more critically.

Design/methodology/approach

After discussing the interrelation of the three concepts equality, diversity and inclusion, the authors discuss the way in which initiatives toward diversity and inclusion are justified morally in literature. The authors point out the crucial position of equality, and then, subsequently, outline how different approaches to equality try to achieve moral legitimacy. Being an important group of initiatives in this debate, the authors subsequently reflect upon the moral (il)legitimacy of affirmative action (AA). The concluding section of this paper provides a brief summary of the findings.

Findings

The moral evaluation of equality, diversity and inclusion remains an under-theorized field. Within the discourse on equality, diversity and inclusion, the term “justice” is largely used in an intuitive way, rather than being rooted in a specific moral philosophy. As there are several conceivable, differing moral perspectives on EDI, one cannot expect an indisputable answer to the question as to whether a given approach toward equality, diversity and inclusion is morally praiseworthy or just. However, the widespread assumption that equality is morally praiseworthy per se, and that striving for equality morally justifies any initiative toward diversity and inclusion, is untenable.

Originality/value

This paper addresses the lack of theorizing on the moral value of initiatives toward equality, diversity, and inclusion, such as diversity management, AA or various equal opportunity approaches. Future research could enrich the discourse on the moral evaluation of diversity management, inclusion programs and organizational equality approaches with new philosophical facets and perspectives, perspectives that might differ from those taken in the predominantly American discourse.

Abstract

Purpose

The purpose of this paper is to examine how female expatriates interpret the effectiveness of practical implementation of equality/diversity policies, trusting this to support their expatriate careers.

Design/methodology/approach

A cross-sectional, qualitative research approach draws upon in-depth semi-structured interviews with 14 human resources equality/diversity policy implementers and 26 current female expatriates in two oil and gas firms.

Findings

Early-career stage female expatriates believe that equality/diversity policy implementation will support their international careers. At the most senior levels, women expatriates highlight unequal treatment breaching their trust in delivery of equality/diversity principles to support their expatriate career progression.

Research limitations/implications

Longitudinal research is needed to assess how early-career women expatriates' willingness to trust in organisational equality/diversity principles alters as their careers progress, and the effects of any changing trust relations on their contributions to organisational strategic objectives. Larger senior female expatriate samples are needed to research links between trust relations and turnover.

Practical implications

Organisations must weigh up benefits from using transparent expatriate selection processes versus less formal mechanisms, if informal processes are not to undermine espoused equality interventions. Unconscious bias training should form part of wide-ranging programmes to tackle discrimination. Senior managerial action with embedded accountability is needed.

Originality/value

Exploring the rhetoric and reality of equality/diversity policy implementation on women comprising a minority expatriate group, this research demonstrates women expatriates' early-career trust in gender equality falls away as they first recognise and then accept diminishing female expatriate senior grade representation and the implications for their expatriate careers. Should turnover result, this could detrimentally affect organisational expatriate gender diversity objectives.

Abstract

Purpose

Gender diversity and equality vary tremendously among countries. This is a particular challenge for foreign subsidiaries, when the level of gender diversity and equality differs between the home and host country. Various indicators such as a low-gender pay gap or a high ratio of females in managerial positions suggest that Scandinavia is ahead in terms of gender diversity and equality, whereas those indicators suggest that the level in Japan is currently lower. The purpose of this paper is to investigate how executives leading Scandinavian subsidiaries operating in Japan perceive this situation, and whether and what kind of actions they take to initiate change.

Design/methodology/approach

This study is based on a qualitative analysis of 20 in-depth interviews with executives of Scandinavian subsidiaries in Japan.

Findings

Findings reveal that executives of Scandinavian subsidiaries respond to the major differences in gender equality between Scandinavia and Japan with three strategies of change: resistance and rigid change, compromise and moderate change, and adaptation and maintaining status quo. Moreover, the findings indicate that the strategy of change varies depending on individual differences of the executives, e.g., nationality, and organizational differences, e.g., subsidiary size.

Research limitations/implications

Due to the small sample size, the generalizability of the findings is limited. Given the paucity of research on this topic, this approach provides first insights for building a basis for future studies.

Originality/value

This study contributes to the scarce literature on gender diversity and equality in multinational enterprises by identifying strategies of how gender equality can be fostered in a non-Western context from a top executive perspective.

Abstract

Purpose

The purpose of this paper is to address the little researched question of how trade unions have interpreted and engaged with the discourse of diversity adopted by many organisations to replace the traditional “equal opportunities” discourse.

Design/methodology/approach

Drawing on interviews with national trade union equality officers, the paper presents a discourse‐based analysis, exploring what the shift towards a diversity discourse means for trade unions.

Findings

The paper identifies three main features of the diversity discourse, which cause concern from the trade union perspective: its business‐driven nature, its focus on the individual and its positioning as a top‐down managerial activity. The main concern expressed was that the upbeat rhetoric of the diversity discourse diverts attention from the realities of discrimination and disadvantage. However, the discussion concludes that unions believe it is possible to work critically with diversity in order to pursue equality objectives.

Originality/value

The paper offers an original perspective on the diversity discourse, and within the field of employment relations, an unusual analytical approach.
