Abstract

Purpose

The purpose of this paper is to explore the perceptions and realities regarding professional advancement following motherhood. Results show great conflict between work and home life regardless of employer support or family‐friendly policies. The paper also seeks to assess conflicting societal attitudes relating to work/family responsibilities and roles, with a focus on the stereotyping and discrimination towards women endemic in the workplace following motherhood.

Design/methodology/approach

The paper utilized a survey with Likert‐type options and open‐ended questions to measure both perceived and real impact of motherhood on a woman's professional advancement. The sample was purposive featuring working mothers in professional fields at the managerial level and above, all of whom have children who require some level of childcare.

Findings

More than 90 working mothers responded to the survey. The results show a contrast between qualitative and quantitative data and indicate a contradiction between a working mother's expected response and her reality.

Research limitations/implications

Findings indicate that flexible work arrangements do not support working mothers seeking advancement. Limitations may include the size and selection of population.

Practical implications

Working mothers who strive to continue an upward career track following motherhood acknowledge that motherhood has an extreme impact on professional advancement. Many mothers chose to slow down their career path, even when employer policies are family‐friendly.

Originality/value

One of the most compelling findings in this paper is the disparity between women's perception of their situations and the reality of their actual experiences and behaviors, as indicated in the contrasts between the qualitative and the quantitative findings.

Abstract

Purpose

This study aims to understand how the recent COVID-19 pandemic impacted burnout levels among working mothers in leadership positions and how income and work schemes play an important role in their burnout.

Design/methodology/approach

Data were collected from 961 working mothers and fathers in leadership positions in Mexico under different work schemes during the COVID-19 lockdown. Snowball sampling was used in this study. The Maslach Burnout Inventory General Survey was distributed online, using the burnout scale, with income and work schemes as categorical variables.

Findings

Burnout levels among working mothers in leadership positions were higher than those among working fathers. The hybrid work scheme (i.e. working from home combined with working from office) lessens burnout in working mothers, contributing both theoretically and empirically to better understanding burnout levels of mothers in leadership positions.

Practical implications

The findings can encourage human resource areas to reflect on the overexertion and work stress of mothers in leadership positions, and potential support resources can be provided to motivate them and retain their talent.

Originality/value

The introduction of the notion of lockdown in a conceptual model to observe its interaction with burnout and hybrid work schemes (i.e. working from the office and home) has rarely been discussed in existing literature. The impact, especially for working mothers in leadership positions, must be thus carefully considered while dealing with future crises, thereby helping to develop policies and processes accordingly.

Abstract

Purpose

The purpose of this paper is to investigate the intergenerational occupational mobility for young women (vis-à-vis their mothers) in India and six of its states from its diverse geographic regions which contribute 39 percent of the Indian population.

Design/methodology/approach

The study uses transition/mobility matrices and multiple mobility measures for examination of intergenerational occupational mobility among young females in India by using the data from the “India Youth Survey: Situation and Needs” from the year 2006 to 2007.

Findings

The study finds that intergenerational occupational mobility among the young women in India is about 71 percent, but surprisingly it is predominantly downwards. The urban areas have higher occupational mobility than the rural areas. However, upward intergenerational occupational mobility is lower among the young SC/ST women compared to the young women belonging to the “Others” caste category. Moreover, upward mobility in the economically and demographically poorer states is much lower than that of other states.

Originality/value

The present study is the only study which examines how women perform vis-à-vis their mothers in terms of occupational attainment in the Indian context.

Abstract

Purpose

This paper aims to study the relationship between structure and agency of Indian women executives in the area of work-life balance in a developing and globalized context. It examines social production in a collectivist culture.

Design/methodology/approach

The approach is qualitative and interpretative. Semi-structured interviews of 105 senior women executives from major metropolitan cities in India (Delhi, Mumbai, Bangalore, Hyderabad and Chennai) form the rich data for this research. It uses sociological theories of McNay and Bourdieu to discuss the narratives of women executives.

Findings

The agency of women executives in India is influenced by cultural meta-narratives of marriage and motherhood. They experience conflict in the home front and less at the work place. Their negotiations with their structures reveal a nuanced agency wherein they try to fit cultural roles and also seek self fulfillment in a career.

Research limitations/implications

First, it includes women executives only from the corporate sector. Second, opinions expressed by women executives alone have been taken for this study and is not cross-validated by opinions of others. This study is also limited to socio-cultural roles and expectations from women executives. Other variables that affect agency are not examined.

Practical implications

This study contributes to the understanding of how women executives, who have a greater agency, negotiate their structural constraints and how these actions contribute to social production.

Social implications

It studies the societal impact of the agency of women executives in India.

Originality/value

The study provides a theoretical insight into structure and agency of women executives in India and thus adds an Indian perspective to the gender discourse.

Abstract

Explores the developmental role and meaning of executive degree programmes in the lives of working executive participants. Uses Levinson’s concepts of developmental stages, the central components of the life structure, and Mead’s concept that meaning is found in the response of the other, as the theoretical framework. Data were gathered using semi‐structured interviews that explored respondents’ work life, biographical and family influences, and the educational experience. A short questionnaire was used to gather demographic data. The subjects were executive participants in the Executive Program at The Claremont Graduate School. The sample of 12 ranged from 36 to 55 years of age. The respondents were equally distributed by gender. The data supported Mead’s notion that the meaning of the degree programme would be found in the response of significant others. The interview data indicated that respondents enjoyed a high level of support for their educational goals from significant others at home and at work. There was no support for Levinson’s model where the role/meaning of the programme would be different for participants at different stages of adulthood. However, the experience did effect life structures in predictable ways.

Abstract

Purpose

The purpose of this paper is to contribute to the critical management literature through a fusion of Latin and North American lenses (one author is from Argentina and one from Canada), to question the extant women in management literature, which is rooted in an epistemology that serves to construct the notion of a broad, universal set of expectations of the role of men, women and managers, in which other ethnic groups, in this case men and women from so-called Latin American countries, are taken for granted.

Design/methodology/approach

Using a critical sensemaking lens, the paper explores the narratives of female executives in Argentina to help us understand how these women make sense of their careers within a Latin American context and the implications and outcomes of this understanding. The paper's approach involves three interrelated elements – feminist poststructuralism, postcolonialism and critical sensemaking.

Findings

The narratives from the Argentinian executives reveals the tension between different cultures and idiosyncrasies among countries such as Argentina, Brazil, Mexico; and that the way to navigate those differences entails understanding and learning about the other. These executive women from Argentina – las jefas – are heard mainly because they represent the managerial identity that multi-national corporations foster in any overseas branch.

Research limitations/implications

In terms of the data used in this study, the paper acknowledges that this is an exploratory study that allows us to access women's stories from a pre-existing source. The paper recognizes that the authors are limited by the texts that are secondary sources, and if the authors had been able to conduct the interviews themselves they might have asked different questions.

Practical implications

The findings of this research can help organizations to develop and implement a pluriversal and inclusive equity training programme through and awareness of the sensemaking of those involved.

Originality/value

The use of a critical framework on postcolonialism, feminism and postructuralism together with critical sensemaking to understand female executives from the South of America.

Abstract

Purpose

The second Frankfurt Career Study was conducted in 2017 in East and West Germany to analyze the impact of motherhood on female professional advancement in the specific national context of Germany. In addition, this study aims to present a unique perspective of the similarities and dissimilarities between the Western and Eastern parts of the country.

Design/methodology/approach

The research is presented as a three-stage statistical approach based on quantitative data generated from a survey conducted among 2,130 working mothers. In the first step, the authors performed a multiple correspondence analysis to explore the relationships between important categorical variables. Using the object scores obtained in the first step, we then ran a hierarchical cluster analysis, followed by the third and last step: using the k-means clustering method to partition the survey respondents into groups.

Findings

The authors found that working mothers in Germany are distributed according to four clusters mainly described by demographics and orientation toward work. East Germany has been found as a more egalitarian context than West Germany with respect to family system arrangements. However, the upper bound of the sample in West Germany presented an atypical female breadwinner model in high-performance households.

Originality/value

The authors want to contribute to previous investigations on the topic by providing a more comprehensive view of the phenomenon, especially comparing the two different family systems and social norms from the Eastern and Western parts of the country. The authors ask whether and how career perspectives and female labor supply are influenced by drivers such as work–family conflict determinants, working mothers demographics, partner support and employer support.

Abstract

Purpose

Women in public accounting firms are still proportionally much fewer in number in the highest levels of the hierarchy than men, whereas recruitment at junior level tends to be increasingly gender‐balanced. This paper aims to analyse the relationships between the glass ceiling and motherhood. The mechanisms explaining the difficulties encountered by auditor mothers in their hierarchical progression within the Big Four in France are identified.

Design/methodology/approach

From 24 interviews with male and female auditors of various hierarchical levels, one seeks to reveal the specificity of the difficulties encountered by auditor mothers.

Findings

It is argued that, throughout their careers, they are confronted with a dilemma that often leads to their being excluded and excluding themselves from the group of “those who may become partners”. It is shown that public accounting firms place both implicit and explicit obstacles in their way, tied to a desire to neutralise the effects, deemed costly, of motherhood. Moreover, the expectations of the organisation and society as a whole conflict on many points and confront female auditors with a dilemma: how to be a good mother and have a bright career? It appears that women who want to better manage this dilemma shape working practices imposed on the whole team and implement tactics to adapt their work‐life balance (specialisation and lateral move to staff departments). This leads to individual trajectories that break out of the organisational model and account for the scarcity of women in the upper management levels in audit firms.

Originality/value

The paper gives voice to male auditors and shows that managing the professional life/private life dilemma is difficult for fathers as well as mothers, in the long term. Moreover, rather than thinking in terms of horizontal and vertical segregations, this paper invites one to question the concept of the glass ceiling and consider the construction of the scarcity of women in the accounting profession.

Abstract

This study analyzes the effects of gender and occupational status differences on parents’ work-to-family conflicts, comparing COVID-19 pandemic and pre-pandemic periods. It is examined whether this association is mediated by parents’ telework. Theoretically, we use the work/family border theory and flexible resource versus greedy role perspectives to shed light on the gender- and status-related use of telework and illustrate the influence of flexible working practices on parents’ work-to-family conflicts. Using moderated mediation analysis combined with bootstrapping, we analyze data from two waves of the German Family Panel (pairfam), covering pre-pandemic (2017/18, 2019/2020) and pandemic periods (2020) (N = 3,315). Our results show higher work-to-family conflicts for parents with higher occupational status as well as teleworking parents. Furthermore, we find supporting evidence for the mediation from occupational status to work-to-family conflicts via telework, with a slightly stronger relationship among mothers than fathers. Under the consideration of the pandemic, the mediating effect was only provable for mothers but not for fathers. However, the mediating effect of telework does not strengthen under the pandemic conditions. Our findings support the greedy role perspective, in particular for employees with higher-status occupations, and the assumption of a negative influence of work–family integration through telework for work-to-family conflicts.

Abstract

Purpose – Informed by an intersectional perspective, this chapter examines how middle-class, immigrant Tamil (an Indian regional group) Brahmin (upper-caste) profess/ional women organize motherhood in the U.S., by identifying the arrangements of mothering they develop, and the conditions under which these emerge.Methodology/approach – Data is based on a year-long ethnography among Tamils in Atlanta, and multi-part, feminist life-history interviews with 33 first-generation, Tamil professional women, analyzed within a constructivist grounded theory method.Findings – Tamil immigrant motherhood emerges from the interplay of Tamil women's social location as an immigrant community of color in the U.S. and their agency. Paradoxically racialized as model minorities who are also culturally incommensurable with American society, Tamil women rework motherhood around breadwinning and cultural nurturing to mother for class and ethnicity respectively. They expand the hegemonic model of Tamil Brahmin motherhood beyond domesticity positioning their professional work as complementary to mothering, while simultaneously reinforcing hegemonic elements of mothers as keepers of culture, responsible for ethnic socialization of children. Mothering then enables them to engender integration into American society by positioning families as upwardly mobile, model minorities who are ethnic. This, however, exacts a personal toll: their limited professional mobility and reduced personal leisure time.Originality/value – By uncovering Tamil immigrant motherhood as structural and agentic, a site of power contestation between spouses and among Tamil women, and its salience in adaptation to America, this chapter advances scholarship on South Asians that under-theorizes mothering and that on immigrant parenting in which South Asians are invisible.
