Abstract

Purpose

As a part of a larger study, the purpose of this study was to explore the learning outcomes for the “manager as coach” when exemplary managers are engaged in coaching their respective employees.

Design/methodology/approach

A qualitative, multi-case study using an adaptation of the critical incident technique (CIT) and semistructured interviews was employed with 12 managers and their respective direct reports totaling 24 interviews. Content and constant comparative analyses were used to analyze the data.

Findings

A total of five themes and 19 subthemes were identified regarding managers’ learning outcomes from managers’ perspectives. From the perspectives of their employees as coachees regarding their managers’ learning outcomes, one theme with three subthemes emerged.

Originality/value

Limited empirical research has explored the developmental outcomes for managers who serve as coaches for their employees. This study examined the outcomes associated with managerial coaching from both the perspectives of the managers who coach and their direct reports. The findings of this research provide more insight into the benefits managers derive from coaching their employees.

Abstract

Purpose

Employee recognition systems are ubiquitous in organizations (WorldatWork, 2019) and have positive effects on work outcomes (e.g. Stajkovic and Luthans, 2001). However, psychologically meaningful recognition relies on the recognition giver being motivated to observe and recognize coworkers. Crises such as the COVID-19 pandemic may impact recognition giving in varying ways, yet little research considers this possibility.

Design/methodology/approach

This longitudinal field study examined the impact of the COVID-19 crisis on recognition and acknowledgment giving among frontline and nonfrontline healthcare workers at daily and aggregated levels. We tested the relationships between publicly available daily indicators of COVID-19 and objectively measured daily recognition and acknowledgment giving within a web-based platform.

Findings

We found that the amount of daily recognition giving was no different during the crisis compared to the year before, but fewer employees gave recognition, and significantly more recognition was given on days when COVID-19 indicators were relatively high. In contrast, the amount of acknowledgment giving was significantly lower in frontline staff and significantly higher in nonfrontline staff during the pandemic than before, but on a daily-level, acknowledgment was unrelated to COVID-19 indicators.

Practical implications

Our results suggest that organizational crises may at once inhibit and stimulate employee recognition and acknowledgment.

Originality/value

Our research is the first to empirically demonstrate that situational factors associated with a crisis can impact recognition giving behavior, and they do so in ways consistent with ostensibly contradictory theories.

Abstract

Purpose

This study seeks to examine the effect of work-related boredom and a perceived lack of external stimulation on benevolent and entitled employees' perceived inequity and discretionary workplace behaviors.

Design/methodology/approach

A total of 668 useable three-wave panel data were obtained via Amazon Mechanical Turk during a three-month period. The hypothesized model was tested using a latent growth curve modeling via EQS 6.4 for Windows.

Findings

This study finds the following results. First, benevolent employees who experience higher initial work-related boredom report positive inequity. Second, entitled employees who experience higher initial work-related boredom and a perceived lack of external stimulation report negative inequity. Third, increases in work-related boredom and a perceived lack of external stimulation result in a faster increase in entitled employees' perceived negative inequity. Fourth, entitled employees who perceive higher negative inequity at the initial measurement period report higher interpersonal deviance. Finally, increases in entitled employees' perceived negative inequity result in a faster increase in interpersonal deviance.

Originality/value

This study highlights how employees may assess their effort and rewards when experiencing boredom. This study also offers some practical recommendations that help human resource managers manage boredom in the organization effectively.

Abstract

Purpose

This paper describes the benefits found in undergraduate students working to provide research assistance to their peers. The discussion includes how soft skills are built, along with how the position has aided in both educational and building towards their future careers. The paper is submitted for the special issue on “The future of peer-led research services.”

Design/methodology/approach

The authors provide a viewpoint from both a peer research supervisor and a student currently working as a PRC. The paper covers the requirements and implementations at the beginning of the program along with the changes that have occurred to better streamline the process of hiring and training. The viewpoint of the PRC was a key factor in the process.

Findings

Soft skills are a key component of the program. The undergraduate PRCs develop confidence, leadership and communication skills through interactions with their peers. The campus community is responding to the peer model because the PRCs are currently taking the same classes or have recently taken them, and the campus is now asking for the peer mentors that assist librarians in teaching introductory classes.

Practical implications

For libraries considering the development of their own programs, the benefits presented can lend to their proposals on real-world application beyond the college experience, as well as how it benefits the busy schedules of librarians.

Social implications

The training the PRCs are provided by librarians provides credibility and trust, which encourages their peers to utilize the services. Soft skills are also one of the most requested needs for businesses beyond college. The PRC program is providing these skills, which the peer mentors use both in career readiness and their daily interactions.

Originality/value

This paper views a program only a few years old on how it managed through a pandemic, as well as how the supervisor adjusted training to reflect a renovation that brought about a changing desk model. With a current undergraduate PRC as the co-author, a unique perspective is brought to the writing by showing what they personally are taking away from working in the program.

Abstract

Purpose

This study draws on Organisation Justice Theory and Social Exchange Theory to examine the effects of the performance appraisal process (PAP) on employee commitment (ECO) via a serial mediation of performance appraisal outcome (PAO) and employee reward (ERE).

Design/methodology/approach

Survey data were collected from a sample of 363 academics across UK Higher Education Institutions (HEIs), including post-1992 and pre-1992 universities. We tested our hypotheses using partial least squares structural equation modeling (PLS-SEM) with a bias-corrected bootstrapping method.

Findings

The findings show that the PAP positively influences ECO and ERE. PAO and ERE mediate the relationship between the PAP and ECO. However, no significant relationship was found between PAO and ECO.

Practical implications

This study has significant implications for HEIs as it underscores the need for managers to ensure the clarity and accuracy of the PAP and to structure rewards to reflect employees’ efforts, considering they affect ECO.

Originality/value

This study contributes to the current debate on performance appraisal by highlighting the extent to which employees’ commitment to an organisation depends on the PAP, PAO and reward.

Abstract

Purpose

This research aims to understand how competencies for supply chain professionals are developed and how they can affect the manager's performance, especially the manager's resilience in times of significant supply chain disruptions.

Design/methodology/approach

A research model was developed based on a comprehensive literature survey in the area of individual competencies grounded in the knowledge-based view of the firm. We tested our research model using a quantitative, survey-based study with a sample of 175 Pakistani supply chain managers. The hypotheses were tested using structural equation modelling (SEM).

Findings

The analysis identified corporate training and knowledge sharing as the main antecedents of supply chain professional's competencies. It also showed that these competencies result in higher performance in the form manager's resilience and job performance.

Research limitations/implications

This study provides a valuable framework for organisations to focus on skill-developing training and promoting a knowledge-sharing culture among employees to achieve desired performance levels.

Originality/value

This study is unique as no prior research studied such a comprehensive model of antecedents and consequences of supply chain professionals' competencies.

Abstract

Purpose

The purpose of this study is to identify and assess the factors that influence the work performance of employees in the service sector of Mauritius during the post-COVID-19 period. Factors like emotional labour, burnout, job satisfaction and psychological health of employees have been identified as those potential factors influencing the work performance of employees.

Design/methodology/approach

This study adopts the survey-based approach for data collection. Employees from the service sector were targeted, that is, those who have direct contact with the customers. A response rate of 197 was recorded. The partial least square structural equation modelling has been used to run the data analysis.

Findings

Ten hypotheses were proposed, and four hypotheses were accepted. Job satisfaction appears to positively influence the work performance of employees in the service sector. Emotional labour, burnout and psychological health of employees appeared not to significantly affect the work performance of employees.

Practical implications

From a practical perspective, the author recommends that employers need to provide more support in terms of employee counselling, more job rotation for the employees to avoid burnout. Other support mechanisms as a supportive supervisor/manager where the employees can voice their concerns. It is also recommended that employers should have a more humane way to handle their human resources despite they are having the pressure to maximise profits. Employers need to understand that commercialisation of emotions demand a lot of emotional pressure on the employees and job re-design might be a solution to provide employees with more autonomy in the workplace. The level of flexibility also needs to be reviewed and employees should be more trusted.

Originality/value

This study acknowledges that a lot of research has been done in identifying and assessing factors that significantly impact employees’ work performance. Nevertheless, this study brings together two theories, namely, the social exchange theory and the psychological contract theory to better understand the relationship between the variables. This study also brings a methodological contribution with second-order factor analysis of factors like emotional labour and burnout which enabled better assessment and understanding of the factors and their effect on work performance. Some practical recommendations have also been made.

Abstract

Purpose

The purpose of this research was to investigate how Australian public libraries responded to the COVID-19 pandemic in terms of management, planning and communication. The study also investigated operational approaches to the development and implementation of new and adapted models of service and resource delivery.

Design/methodology/approach

Utilising a multiple qualitative case study approach, interviews were conducted with 15 Australian public library staff members at three library services – one inner-city, one regional and one remote. Inductive thematic analysis was employed to generate insights into the operations and management strategies employed during the COVID-19 crisis.

Findings

Findings suggest that public library managers performed admirably in the face of significant logistical, budgetary and regulatory challenges. Five key themes emerged to represent the ways in which public library leaders responded effectively to the crisis: resourcefulness, flexibility, presence, sensitivity and communication. Results also demonstrate the importance placed on library users’ welfare.

Originality/value

This research represents the first study to focus on the response of Australian public library managers to the significant challenges posed by the COVID-19 pandemic, and to identify the strategies employed by library leaders to respond effectively. In doing so this research provides valuable insights into how public library managers can prepare for future crises.

Abstract

Purpose

Utilizing transaction cost economics (TCE) theory as the theoretical underpinning, this article aims to describe the costs of interpersonal helping and governing mechanisms that individuals may use to alleviate helping costs.

Design/methodology/approach

A theoretical analysis was performed by drawing upon TCE and related research.

Findings

Through the lens of TCE, the authors propose the following: First, as the costs of helping increase, interpersonal helping shifts from being triggered by an autonomous motivation to being regulated by contextual contingencies. Second, the helper is likely to utilize reciprocity to mitigate helping costs by acquiring specific assets possessed by the recipient when asset specificity is high. Third, the helper is likely to utilize organizationally sanctioned procedures and rules to mitigate helping costs by eliminating unwanted resource consumptions when outcome uncertainty is high. Finally, the helper is likely to utilize group norms to mitigate helping costs by involving others in helping or discouraging requests for recurrent help when the frequency of helping is high.

Originality/value

From a theoretical standpoint, this article complements previous research that focuses on the dark side of interpersonal helping. Practically, the authors offer several implications that help managers minimize the costs of helping in the organization.
