The aim of this paper was to examine the interrelationships between Maslow’s motivated needs in relation to employees’ personal and workplace spirituality experiences.

Abstract

Purpose

The aim of this paper was to examine the interrelationships between Maslow’s motivated needs in relation to employees’ personal and workplace spirituality experiences.

Design/methodology/approach

Regression analysis using a cross-sectional, convenience sampling approach of 158 US employees responding to survey questions using a Qualtrics survey related to their demographics, motivated needs, daily spirituality experiences, workplace spirituality, work spirituality experiences and work-related flow.

Findings

Correlation analyses provided support for Maslow’s hierarchy of needs in relation to employees’ daily spiritual experiences, workplace spirituality, work spirituality experiences and work-related flow. Regression analyses also identified the specific Maslow needs that served as predictive factors in relation to employees’ personal and workplace spirituality. Findings and conclusions are also discussed in relation to employees and organizations.

Practical implications

Currently, there are no correlation studies that have examined workplace spirituality as an ethical behavior in the workplace and Maslow’s hierarchy of needs. This correlation gap is notable because further examination of Maslow’s hierarchy of needs as a theoretical framework in relation to employees’ spirituality can be particularly valuable for contemporary work settings. Consider that today’s work environment is faced with dynamic and unique factors, and each of these factors not only changes the work environment but also they significantly drive or minimize employee motivation. Three such factors include new generations of employees with unique values entering the workforce and the great resignation and quiet quitting.

Social implications

The study identifies that Maslow’s belonging, esteem and self-transcendence are related positively to employees’ spiritual experiences in the workplace. When these needs are fulfilled in the work environment, employees may be more likely to engage in spiritual practices at work, such as participating in yoga, prayer and meditation and in fulfilling one’s motivated needs and spirituality, employees are able to pursue their true purpose in the workplace.

Originality/value

This study extends the literature regarding understanding the value of workplace spirituality as a positive outcome for the employees and organizations.

Abstract

Purpose

Based on Indian conceptualisation of workplace spirituality, this study aims to examine the linkage between four dimensions of workplace spirituality (swadharma, authenticity, lokasangraha and sense of community) and work-to-family (WTF) enrichment. It also explored the mediating effect of psychological and social capital and the moderating effect of gratitude.

Design/methodology/approach

A sample of 387 women employees of Indian hospitality industry was collected in three waves. The collected data were analysed in three stages. Firstly, reliability, validity and multicollinearity were assessed using appropriate statistical measures like Cronbach’s alpha, composite reliability and average variance explained. Secondly, the relationship between four dimensions of workplace spirituality and WTF enrichment were examined using correlation and hierarchical regression. Several demographic variables like marital status, age, experience and income level were controlled. Thirdly, the moderating effect of gratitude and mediating effects of psychological and social capital were analysed using PROCESS macro.

Findings

The results showed adequate reliability and validity estimates. Also, four dimensions of Indian workplace spirituality were significantly related to WTF enrichment with these dimensions of workplace spirituality collectively explaining 46.8% variations in WTF enrichment. The results also concluded significant meditating effect of psychological and social capital. It also asserted significant moderating effect of gratitude.

Originality/value

The study is based on longitudinal data collected to test seven hypotheses of the study.

Abstract

Purpose

The purpose of this study is to investigate the impact of political skills of faculty members in Chinese universities on their tendency to obtain knowledge shared by their colleagues, as well as their tendency to share knowledge with their colleagues. Moreover, this study investigated the role of collectivistic culture in a workplace as the moderating variable that may influence the effect of political skill on knowledge sharing.

Design/methodology/approach

Survey data were obtained from 387 faculty members across six universities located in the northern and the central cities of China. Partial least squares structural equation modeling was used as the statistical method for data analysis.

Findings

The results provided significant evidence that supported the positive effect of political skill on knowledge sharing. Furthermore, the moderating effect analysis showed that in the workplaces that had strong collectivist culture, the degree to which employees obtained knowledge shared by others, as well as the willingness of employees to share their knowledge to others, was more likely to happen as compared to that in the workplaces that had a weak collectivist culture.

Practical implications

As part of human capital development policies, political skill training could be an intervention to promote knowledge sharing among faculty members. The training may be particularly helpful to promote knowledge sharing in a workplace that adopts individualistic culture more than in a workplace that adopts collectivistic culture.

Originality/value

This study provided new evidence that extended previous studies by unveiling the moderating effect of collectivist culture in a workplace that was found to reduce the effect of political skill on knowledge sharing.

Abstract

Purpose

This study aims to analyze the critical factors affecting workplace well-being at construction sites across countries with different income levels. Accordingly, this study’s objectives are to identify: critical factors affecting workplace well-being at construction sites in low-, lower-middle-, upper-middle- and high-income countries, overlapping critical factors across countries with different income levels and agreements on the critical factors across countries with different income levels.

Design/methodology/approach

This study identified 19 factors affecting workplace well-being using a systematic literature review and interviews with construction industry professionals. Subsequently, the factors were inserted into a questionnaire survey and distributed among construction industry professionals across Yemen, Zimbabwe, Malaysia and Saudi Arabia, receiving 110, 169, 335 and 193 responses. The collected data were analyzed using descriptive and inferential statistics, including mean, normalized value, overlap analysis and agreement analysis.

Findings

This study identified 16 critical factors across all income levels. From those, 3 critical factors overlap across all countries (communication between workers, general safety and health monitoring and timeline of salary payment). Also, 3 critical factors (salary package, working environment and working hours) overlap across low-, low-middle and upper-middle-income countries, and 1 critical factor (project leadership) overlaps across low-middle, upper-middle and high-income countries. The agreements are inclined to be compatible between low- and low-middle-income, and between low- and high-income countries. However, agreements are incompatible across the remaining countries.

Practical implications

This study can serve as a standard for maintaining satisfactory workplace well-being at construction sites.

Originality/value

To the best of the authors’ knowledge, this study is the first attempt to analyze factors affecting workplace well-being at construction sites across countries with different income levels.

Abstract

Purpose

Drawing on conservation of resources (COR) theory, this study examined the effect of developmental human resource (HR) practices on employee workplace procrastination and investigated the mediation effect of boredom at work and the moderation effects of exploitative leadership and self-leadership.

Design/methodology/approach

Data were collected from 443 employees across companies in China. Hypotheses were tested using hierarchical regression analysis and indirect effect testing via bootstrapping in SPSS and Mplus.

Findings

This study found that developmental HR practices were negatively related to employee workplace procrastination and that boredom at work mediated the relationship between developmental HR practices and employee workplace procrastination. Moreover, exploitative leadership strengthened the negative relationship between developmental HR practices and boredom at work, whereas self-leadership weakened the positive relationship between boredom at work and employee workplace procrastination. The indirect relationship between developmental HR practices and employee workplace procrastination through boredom at work was moderated by exploitative leadership and self-leadership.

Originality/value

This study extended the literature on the antecedents of employee workplace procrastination. Moreover, by investigating the mediation effect of boredom at work, this study extended the underlying mechanism by which developmental HR practices affect subsequent employee outcomes. Finally, by testing the moderation effect of exploitative leadership and self-leadership, respectively, this study offered insights into the boundary conditions resultant from developmental HR practices.

Abstract

Purpose

Following the job demands-resources theory, this study aims to investigate the role of female managers in enhancing employee well-being in terms of psychological health via workplace resources.

Design/methodology/approach

Based on a large-scale job stress survey of approximately 96,000 employee-year observations ranging from 2017 to 2019, this study applies structural equation modeling to construct latent workplace resources at the task, group and worksite levels and then examines the impact of female managers on employee well-being, including occupational stress, job satisfaction, work engagement and workplace cohesiveness.

Findings

The findings provide supporting evidence for the transformational leadership behaviors of female managers. The presence of women in management is associated with improved workplace resources and employee well-being, particularly workplace cohesiveness, work engagement and reduced occupational stress. These relationships are significantly mediated by workplace resources, which elucidates the underlying mechanisms involved. Notably, the positive indirect effects via workplace resources could counteract the negative direct effects of female managers. Compared with top managers, female middle managers have more substantial impacts.

Practical implications

In practice, it is recommended to promote female representation at the management level and strengthen policies that support female middle managers to ensure favorable effects on workplace resources. In a gender-diverse management team, it is important to share female managers’ experiences in improving employee psychological well-being.

Originality/value

This study provides new empirical evidence to support the transformational leadership behaviors of female managers and elucidates the mechanism of female managers’ influence on employee well-being by introducing workplace resources as mediators.

Abstract

Purpose

Work-study programmes aim to support young adults transitioning from tertiary education to work and contribute to enhancing their employability. The purpose of this study is to provide a detailed analysis of the learning experiences of trainees in work-study programmes within the broad field of engineering.

Design/methodology/approach

The data gathering procedures used interviews with participants of a specific work-study programme and conducting thematic analyses to identify and understand the motivations of these adults for enrolling in work-study programmes and their associated workplace learning experiences. Fifty-two alumni of electrical and logistics engineering programmes completed 12 months of a separate work-study programme and consented to participate in an hour-long interview. They elaborated upon their work-learn experiences to explicate their work-learn needs and challenges in those interviews.

Findings

Findings include workplaces facilitated skills development through providing combinations of work tasks comprising both routine and novel work assignments; challenging circumstances at the workplace provided trainees with opportunities to develop adaptive capacities; and engaging in non-routine work processes fosters integration into the engineering workplace community.

Originality/value

The findings contribute to the existing literature by exemplifying how routine engineering activities are practical affordances through which engineering trainees construct knowledge and dispositions for engaging in challenging, non-routine engineering work. Such experiences are crucial in preparing trainees for advanced roles in logistics or electronic sectors.

Abstract

Purpose

This paper aims to explore how a new type of workplace training program can be created that truly enables participants to move from words to action. Recognizing the need to understand trainee–work environment dynamics the authors criticize training efforts that center on targeted learning events, instead highlighting the role of preparation and following up. In doing so, the authors tackle the lack of guidance practitioners experience when designing and implementing workplace training programs.

Design/methodology/approach

The authors present action research on a pilot workplace training program focused on wellbeing in an academic work setting. The data collection draws from the case study tradition. The authors collect data through interviews (21), field notes of participant observation (3 occasions), participant-produced written materials and a feedback survey.

Findings

The authors find that restorative practices, workplace mediation and reteaming enhance the participants’ perceptions of self-efficacy and agency. Throughout the training program, facilitators observe the dynamics of the situation and take part in discussions to encourage exploration and reflection. Thus, facilitators likely need a coaching mindset.

Originality/value

The theoretical contribution stems from an in-depth exploration of trainee–work environment dynamics and novel insights brought to workplace training from adjacent fields of research. The authors introduce a framework for planning participatory workplace training and organizational development programs, which answers a call from practitioners.

Abstract

Purpose

This study aims to build on social comparison theory to develop a theoretical model of leader–member exchange (LMX) relationship to workplace ostracism through perceived organizational status by coworkers and envy. This study further proposes that warmth and competence may potentially moderate these two indirect effects.

Design/methodology/approach

This study tested the hypotheses in a battery manufacturing company located in South China by a survey of 216 employees organized in 55 work teams, using different sources. Additionally, the authors conduct two online vignette experiments to test this study’s mediation, proving the causality.

Findings

The authors found that high-level LMX leads to both envy and perceived organizational status by coworkers, which results in a mixed blessing on workplace ostracism toward the employee with high-level LMX. The focal employee’s warmth and competence moderate these indirect relationships.

Research limitations/implications

The authors use LMX to explore antecedents of workplace ostracism and explain how and when these focal employees suffer workplace ostracism from their coworkers. The authors extend the research on LMX by examining the interpersonal risk of being a focal employee. The authors discover two critical boundary conditions – warmth and competence.

Practical implications

This study suggests that it is important to balance the level of the differential LMX; appropriately endorsing other members is a good way to avoid eliciting envy and opposition. Meanwhile, person-oriented citizenship behaviors such as demonstrations of concern or help may shortly build up an employee’s warm impression on their coworkers.

Originality/value

By discovering the bright and dark sides of LMX, this paper has the potential to advance theories on LMX and workplace ostracism. Therefore, the authors believe the current research will have an important impact on relevant research in the future.

Abstract

Epistemological beliefs are fundamental assumptions about the nature of knowledge and learning. Research in university contexts has shown that they affect the ways and results of student learning. This article transfers the concept of epistemological beliefs on workplace learning. The basic assumption is that employees' epistemological beliefs affect whether they perceive their workplace as learning environments. A study was conducted in which the interrelation of employees' epistemological beliefs with their appraisal of the workplace as supportive for learning was investigated. Additionally, the role of professional hierarchical levels concerning work‐related epistemological beliefs was analyzed. No significant interrelation between epistemological beliefs and workplace appraisal was found. Groups from different professional hierarchical levels did not differ in their workplace appraisal. Consequences about future research about the role of epistemological for workplace learning are discussed.
