Abstract

Purpose

The #MeToo movement has brought questions of sexuality and power in the workplace to the forefront. The purpose of this paper is to review the research on hierarchial consensual workplace romances and sexual harassment examining the underlying mechanisms of power relations. It concludes with a call to action for organizational leaders to adopt fair consensual workplace romance policies alongside strong sexual harassment policies.

Design/methodology/approach

This paper represents a conceptual review of the literature on consensual workplace romance, sexual harassment, passive leadership and power relations. Passive leadership leads to a climate of incivility that in turn suppresses disclosures of sexual harassment (Lee, 2016). Consensual workplace romances across hierarchical power relations carry significant risks and may turn into harassment should the romance turn sour.

Findings

Two new concepts, sexual hubris and sexploitation, are defined in this paper. Sexual hubris, defined as an opportunistic mindset that allows the powerful to abuse their power to acquire sexual liaisons, and its opposite, sexploitation, defined as a lower-status member using sexuality to gain advantage and favor from an upper-level power target, are dual opportunistic outcomes of an imbalanced power relation. Sexual hubris may increase the likelihood for sexual harassment such that a mindset occurs on the part of the dominant coalition that results in feelings of entitlement. Sexploitation is a micromanipulation tactic designed to create sexual favoritism that excludes others from the power relation.

Research limitations/implications

Sexual hubris and sexploitation are conceptualized as an opportunistic mechanisms associated with imbalanced power relations to spur future research to tease out complex issues of gender, sexuality and hierarchy in the workplace. Sexual hubris serves to protect the dominant coalition and shapes organizational norms of a climate of oppression and incivility. Conversely, sexploitation is a micromanipulation tactic that allows a lower-status member to receive favoritism from a higher-power target. Four research propositions on sexual hubris and sexploitation are presented for future scholarship.

Practical implications

Most organizational leaders believe consensual romance in the office cannot be legislated owing to privacy concerns. Passive leadership is discussed as a leadership style that looks the other way and does not intervene, leading to workplace hostility and incivility (Lee, 2016). Inadequate leadership creates a climate of passivity that in turn silences victims. Policies concerning consensual workplace romance should stand alongside sexual harassment policies regardless of privacy concerns.

Social implications

The #MeToo movement has allowed victims to disclose sexual misconduct and abuse in the workplace. However, the prevalence of sexual harassment claims most often can be traced to a leadership problem. Employers must recognize that sexual hubris and sexploitation arise from imbalances of power, where sex can be traded for advancement, and that often consensual workplace romances end badly, leading to claims of sexual harassment. Consensual romance policies must stand alongside sexual harassment policies.

Originality/value

Sexual hubris and sexploitation are offered as novel concepts that provide a mechanism for conceptualizing the potential for abuse and manipulation from unbalanced power relations. These are original concepts derived from the arguments within this paper that help make the case for consensual workplace romance policies alongside sexual harassment policies.

Abstract

Purpose

This paper aims to explore how sexual harassment is experienced and understood by heterosexual working men in their day-to-day work lives in an Asian patriarchal culture, underpinned by rigid sex-role norms and gender role stereotypes, which promote heterosexual hegemonic masculinity

Design/methodology/approach

Using qualitative research approach, 19 in-depth, semi-structured interviews were conducted with self-identified heterosexual men.

Findings

The findings indicate common, yet unique, ways heterosexual men experience sexual harassment at workplaces, perpetrated by women and men, holding different organizational positions. Unwanted sexual attention, gender harassment, sexploitation and sexual hubris are, thus, identified as the main manifestations of sexual harassment for men. The nature of the experiences, how they were understood and perceived by heterosexual men, who the harassers were, how men have responded to their experiences and the existing theories point toward numerous explanations for the heterosexual men’s experiences of sexual harassment. Among these reasons, hegemonic masculinity, power and sexual attraction were found to be predominant.

Originality/value

The themes and explanations of different and sometimes unique sexual harassment experiences expand and add to the understudied area of sexual harassment of heterosexual men in general, and in a cultural context, rarely explored, more specifically.

Abstract

Purpose

In the post-#MeToo movement era, heightened awareness regarding harassment at workplace has forced corporations to consider gender-based harassment as a serious issue. This study aims to theorise and test psychological capital as a resource reservoir to cope with burnout experienced in the form of emotional exhaustion, depersonalisation and reduced personal accomplishments as results of gender-based harassment at workplace.

Design/methodology/approach

Multi-wave data were collected from 304 female employees working in project-based organisations in the information technology industry in Pakistan.

Findings

The analysis shows contradictory findings about the prevalence of sexual harassment when a behavioural measurement approach was used against a direct query method. The results also show that gender harassment leads to burnout causing emotional exhaustion, depersonalisation and reduced personal accomplishment among the victims. However, psychological capital helps victims cope with these adverse effects of gender harassment.

Practical implications

Managers need to boost the psychological capital of female workers and devise effective policies to combat gender harassment in the workplace. Enforcement of legislation regarding harassment in the workplace should be ensured, which will also indicate seriousness towards the achievement of the United Nations’ Sustainable Development Goal No. 5, that is, gender equality.

Originality/value

To the best of the authors’ knowledge, this study is the first to present psychological capital as a resource reservoir to combat the negative effects of gender harassment and has been conducted in less studied non-Western work settings.

Abstract

Purpose

The decision-making styles of human resource professionals (HRPs) in resolving complaints of sexual harassment are extremely important as they form the backbone of effectiveness in the resolution of a complaint. The purpose of this paper is to explore these decision-making styles and gauge their effectiveness in resolving such complaints.

Design/methodology/approach

Employing a qualitative research approach, semi-structured interviews were conducted with 35 HRPs of 30 companies in Sri Lanka.

Findings

We found eight decision-making styles used by HRPs in resolving complaints of sexual harassment: (1) analytical, (2) behavioural, (3) directive, (4) conceptual, (5) avoidant, (6) dependent, (7) intuitive and judgemental, and (8) manipulative and persuasive. HRPs were found to generally adopt combinations of these styles, with one or two styles being dominant while one or two were used as back-up styles. In resolving complaints of sexual harassment, certain combinations of these styles were found to be more effective than others because they led to procedural, distributive and interactional justice.

Practical implications

The implications of these findings for self-reflection and in training for the HRPs are also discussed.

Originality/value

The findings of this study assist us in understanding how and why HRPs make different decisions when resolving seemingly similar complaints and the effectiveness of such decisions.

Purpose

There has been ample research on the antecedents and consequences of workplace sexual harassment (WSH), a volatile issue in contemporary labor markets. There is, however, a lingering gap in the scholarly literature regarding the organizational practices involved in contending with WSH incidents following their occurrence. By exploring the practices and challenges of sexual harassment commissioners, a mandatory role performed by Israeli human resource practitioners, this study aims to unpack the embedded power dynamics, which construct how WSH is both deciphered and handled within organizations.

Design/methodology/approach

In-depth semi-structured interviews were conducted with 45 sexual harassment commissioners (SHCs) in various business organizations in Israel to explore practitioners' conceptions of the challenges underlying their role. A grounded theory approach was utilized.

Findings

The findings demonstrate that, while SHCs seemingly are empowered by their exclusive authority to inquire into an intricate organizational matter, counter practices have emerged to undermine their authority and influence. This negatively affects their ability to reduce the prevalence of WSH. SHCs' attempts to approach WSH utilizing a power discourse are eroded by systematic barriers that channel them toward adoption of the default legal discourse. The latter frames WSH in terms of individual misconduct rather than as a phenomenon stemming from and expressive of organizational and societal gender inequalities.

Research limitations/implications

This study does not represent the voices of WSH complainants or of top executives. The data focused on SHCs' descriptions of their role challenges.

Practical implications

Implications are suggested regarding the academic education and training of SHCs.

Originality/value

This study sheds light on covert and unspoken barriers to gender equality in the labor market.

Abstract

Purpose

This study applies complexity theory to propose and empirically examine asymmetric case conditions of antecedents and outcome models of high (low) willingness-to-engage in workplace romance (WEWR). This study focuses on constructing complex antecedent conditions that accurately indicate which employees, and under what conditions, employees are high in WEWR.

Design/methodology/approach

Using an experimental design, 162 employees were assigned one of nine hypothetical vignettes describing different workplace romance contexts including three discrete policies regarding workplace romances (i.e. strictly forbidden, moderate, vs no policy), two motivations for the workplace romance (i.e. job vs love), and two organizational positions of the romance (i.e. hierarchical vs lateral). Participants then reported WEWR responses. Participants also provided demographic, behavioral, and psychological work-related information. This study assesses and supports recipes (i.e. algorithms) of case and organizational structure conditions to identify cases high (low) in WEWR accurately and consistently.

Findings

The results provide clarity of which and when employees are willing vs unwilling to engage in workplace romances – and the contextualized impacts of organizational bans on WEWR. The study’s results are useful for estimating for whom specific workplace policies are effective or not by specific workplace contexts.

Practical implications

In highlighting the role of varying antecedent conditions in predicting WEWR, this research will assist organizations and practitioners in understanding the context in which workplace romances are more likely to occur, providing insight as to when employees are likely to comply with workplace romance policies.

Originality/value

This paper is the first in the workplace romance literature to examine unique combinations of antecedent conditions on WEWR, adding nuance to the current understanding of the behavior.

Abstract

Purpose

This paper examines recent research on prejudice in the workplace by comparing the domains of management, psychology and sociology. It seeks to make recommendations regarding future research directions in light of significant social movements that impact on prejudice and discrimination.

Design/methodology/approach

The design is built on an interdisciplinary literature review, drawing from research in management, psychology and sociology. In total, 450 recent articles were examined. These factors related to the individual, group and organizational/societal level of analysis to determine what we know about prejudice and discrimination in the workplace and what we do not know.

Findings

This study’s findings show that each domain of management, psychology and sociology makes distinctive contributions, thus providing scholars with a holistic understanding of prejudice and discrimination in the workplace.

Research limitations/implications

The use of content analysis, using both automated and manual coding and chi-square analysis, allows for a deep understanding of the existing research in all three of the domains. This approach allows for reliability and replicability. Noted are the relative absence of intersectionality, immutability and salience.

Practical implications

Recommendations regarding future research directions in light of significant social movements that impact prejudicial attitudes and discriminatory behaviors at all three levels are provided.

Originality/value

The study utilized a novel approach in examining prejudice in the workplace taking a grounded theory perspective, allowing the existing literature to shape the focus and results of the study. Using NVivo allowed for drilling down into the content of the articles to identify minor and major points of discussion relating to prejudice.
