Abstract

Purpose

Organizational fairness has been shown to affect numerous employee outcomes, including organizational commitment and job satisfaction. The purpose of this paper is to explore whether an expatriate manager’s favorability toward accepting a foreign assignment affects the way they respond to subsequent treatment in the workplace, viewed in terms of organizational justice.

Design/methodology/approach

Data were gathered in two stages from 175 expatriate managers located in the United Arab Emirates (UAE). To test the authors’ predictions, the authors analyzed organizational commitment and job satisfaction as a function of organizational fairness (distributive and interpersonal) and pre-departure opinion.

Findings

The results suggest that expatriate managers who express a higher degree of favorability toward accepting a foreign assignment appear less reactive to changes in organizational fairness. Meanwhile, expatriate managers who express a lesser degree of favorability toward accepting the foreign assignment appear more sensitive to workplace fairness, such that when they feel treated unfairly, they demonstrate worse outcomes than those who were in favor of the assignment, and when they feel treated fairly, they demonstrate better outcomes than those who were in favor of the assignment. The net effect of pre-departure opinion appears to be an amplification of the relationship between subsequent fairness and outcomes.

Practical implications

Expatriate managers with a less favorable view of their assignment may harbor deep questions about whether they want to be in this new job capacity, and may therefore be more sensitive to how they are treated. Alternatively, people with a more favorable view of their assignment may have already decided they want to be in the new capacity, and so may be more robust to workplace treatment.

Originality/value

To the authors’ knowledge, this paper constitutes the first investigation of the effects of expatriate pre-departure opinion (i.e. favorability toward accepting a foreign assignment) on job satisfaction and commitment within the context of organizational justice. Furthermore, the UAE is a highly relevant context to study expatriate behavior.

Abstract

Purpose

The purpose of this paper is to explore the success factors needed for the development of global human resources from both the organisation’s and expatriates’ perspectives in emerging eastern economies. Specifically, this study focuses on pre-expatriation preparation, during-expatriation adjustment and post-expatriation repatriation.

Design/methodology/approach

In total, 23 Taiwanese personnel contributed to this case study. Data collected from the focus group discussion and open-ended asynchronous email interviews was analysed using the content analysis approach.

Findings

The results of this study revealed four main selection criteria for the selection process and five desired preparation methods from the organisation and the expatriates’ perspectives.

Originality/value

This study makes two main contributions to cross-cultural related global human resources research. Firstly, this study deepens understanding on the pathway to developing culturally intelligent global human resources for successful mission accomplishment from both the organisation and expatriates’ perspectives based on a three-phase expatriation process in emerging eastern economies. Secondly, this study provides an insight into the best practices that HR practitioners can use in developing global human resources for expatriation.

Abstract

Purpose

This study aims to investigate how learning goal orientation (LGO), participative decision-making (PDM) and leadership member exchange (LMX) influence innovative work behaviour (IWB) through expatriate employee creativity (EC). This research study further contributes to the extant literature by investigating team potency’s (TP) potential interaction effect on the expatriate EC–IWB relationship.

Design/methodology/approach

Data were gathered via survey from 175 expatriate employees in non-managerial positions in the United Arab Emirates. Partial least square structural equation modelling was used for analysing the collected data.

Findings

The statistical results show that PDM, LGO and LMX have a direct positive impact on IWB. The statistical findings also reveal that EC mediates the LGO and IWB relationship. Furthermore, TP has a significant positive moderating effect on the EC and IWB relationship.

Originality/value

This work adds to the literature in the field on innovation work behaviour and its antecedents by analysing data within the expatriate employee context, where empirical examinations are limited.

Abstract

Purpose

The purpose of this study is to investigate the relationship between empowering leadership (IMP) and participative decision-making (PDM) and its effect on learning goal orientation (LGO) and creative work involvement (CWI) within the expatriate society of the UAE.

Design/methodology/approach

The paper suggests a theoretical model derived from survey responses gathered from expatriates used in multinational organizations located in the Jabal Ali Free Trade Zone of Dubai.

Findings

The results show that participative decision-making partially mediates the relationship between IMP and learning goal orientation. Furthermore, the results show that participative decision-making partially mediates the relationship between IMP and creative work involvement.

Originality/value

This research adds to the existing body of knowledge on international business by investigating the effects that PDMand IMP have on CWI and LGO of expatriates.

Abstract

Due to the globalisation of business, international assignments are becoming more typical career steps in managerial careers than before. On the other hand, expatriation has been found to include several problems including high costs, adjustment challenges, inefficiency, and premature returns. As an outcome, the need for adequate preparation and training of expatriates has been stressed. Here the focus has been on pre‐departure issues while on‐site support and training provided by host units has clearly been covered less. In the present study it is analysed what kind of on‐site support and training host units provide to expatriates and what kind of support the expatriates see as necessary. In order to understand the situation expatriates are facing when arriving at their host units, their adjustment difficulties and pre‐departure training are also covered. The results indicate that training and support provided by host units is a more common form of expatriate training than pre‐departure training. Thus, existing research may exaggerate the lack of expatriate training when focusing only on pre‐departure training.

Abstract

Purpose

Based on signaling and motivation theories, this study investigates the impact of organizational practices on the formation and development of expatriates' psychological contracts in three stages. Stage 1: the impact of the selection process on psychological contract formation with the mediating role of perceived organizational justice. Stage 2: the impact of pre-departure training on psychological contract formation with the mediating role of individual absorptive capacity. Stage 3: the impact of perceived organizational support on psychological contract development with the mediating role of expatriates' adjustment.

Design/methodology/approach

By using a purposive sampling technique, the respondents were approached via e-mails and personal visits in three waves, each wave had 45 days gap. After three waves, a total of 402 complete questionnaires were received back. To test the hypotheses, the partial least squares-based structural equation modeling (PLS-SEM) approach was used.

Findings

Stage 1: effective selection process and perceived organizational justice positively support the psychological contract formation. Stage 2: the pre-departure training and individual absorptive capacity have a positive influence on the psychological contract formation of expatriates. Stage 3: the perceived organizational support and psychological contract development have a positive direct association. However, expatriates' adjustment does not mediate the association between perceived organizational support and the psychological contract development of expatriates.

Practical implications

The implications of this study are supportive to the organizations that deal with expatriates. The organizations should adopt practices (i.e. effective selection process, pre-departure training and perceived organizational support) for effective formation of psychological contract formation and development. In addition, perceived organizational justice, individual absorptive capacity and expatriates' adjustment can help out in the formation and development of the psychological contract of expatriates.

Originality/value

This study highlights the role of organizational best practices in the formation and development of the psychological contract of expatriates.

Abstract

Purpose

The purpose of this study is to investigate the cross-cultural training (CCT) provided to European expatriate executives in New Zealand, and consequently add to the knowledge for human resource management in the Australasian region.

Design/methodology/approach

The present qualitative research study is based on open-ended and in-depth interviews with 30 European expatriate executives who had been residing in New Zealand for the past year or more.

Findings

The results indicate that at least some CCT was provided to all interviewees; however, the training content seemed to be strongly centered around professional work, with little focus on the culture of the host country. Moreover, there was no follow-up to the pre-departure CCT and very few expatriates in the sample received any training in New Zealand. Similarly, the family is considered a fundamental factor for the success of expatriates; however, in the sample, neither spouses nor children received any training before or after their arrival in New Zealand.

Research limitations/implications

The research is limited by the sample small size. The study’s inconclusive highlights the need for further research to explore the influences of local residents, colleagues and neighbors on expatriates’ adjustment. Similarly, further studies are also required to ascertain the effectiveness of CCT in helping support expatriates’ performance and adjustment in New Zealand.

Practical implications

The present study suggests that opportunities do exist for multinational companies (MNCs) to better prepare their expatriates for assignments by integrating more effectively issues related to cultural awareness into their CCT. Specifically, experimental CCT methods that emphasize the host country’s culture are most valuable. The CCT technique should be tailored to the cultural distance between the host nation and expatriates’ country of origin and to the nature of their assignment.

Originality/value

Given the existence of many MNCs in New Zealand, it is surprising that the issue of CCT in this context has received little research attention. The current study endeavors to address this gap. This paper hopes that the findings may also be useful for consultants and human resource managers in MNCs who are involved in preparing expatriates for foreign assignments in Australasia, especially New Zealand.

Abstract

Purpose

This study aims to empirically explore how mentoring can help Western expatriates before, during and after the overseas assignment in the United Arab Emirates (UAE).

Design/methodology/approach

This qualitative study is built on 20 in-depth interviews with Western expatriates currently working and living in the UAE.

Findings

This study demonstrates that expatriate mentoring is an important area largely unexplored in the literature. The results establish that host-country mentors are fundamentally responsible for helping expatriates to develop common problem-focused coping tactics, whereas home-country mentors predominantly address emotionally focused coping tactics during the pre-departure and repatriation phase of the expatriation process.

Research limitations/implications

Over 30 years’ worth of research literature was searched within the following major databases: ABI/INFORM, ERIC and PsycINFO. These databases contained articles, mainly in English, of limited scope, i.e. more academic than practical. This may have led to the omission of some expatriate mentoring approaches applied in practice by human resources managers, especially in countries where English is not the first language.

Practical implications

Mentors in both the host and home countries are crucial in assisting and supporting expatriates in developing constructive coping strategies that enhance the likelihood of a successful expatriation experience.

Originality/value

There is insufficient research in expatriate mentoring, which this study aims to address by focusing on Western expatriates in the UAE, a vibrant Arab, Muslim country whose local business environment is very different from that of China, Europe and the USA, which have been the main focus of prior research.

Abstract

Cross-border student mobility represents a critical educational transition, especially for those students who choose to pursue a degree abroad as opposed to a short-term stay, and implies a complex adaptation process with regard to academic, sociocultural, and psychological factors. As a consequence of growing demand for international education and availability of resources and policies that encourage cross-border mobility, the number of international students worldwide is increasing continuously. Yet, little is known about the factors that motivate students to study abroad, and especially why some students choose to go whereas others to stay, given similar opportunities to study abroad. Accordingly, the purpose of the present chapter is to synthesize existing research on the decision-making process to study abroad, to outline important distinctions in types of student mobility and associated motivational implications, and to outline ways in which motivation theory can contribute to a better understanding of this process. The chapter concludes with a discussion of how motivation theories can help to address some of the open questions identified in prior research and thus contribute to a better understanding of the decision-making process to study in a foreign country.
