Abstract

Examines the effects of organizational and individual career management on the career success of 120 supervisory managers. A special 35‐item Organization Career Management Scale was developed from a workshop held with ten personnel managers from organizations employing the participants. Significant correlations were obtained between organization career management, as perceived by the subjects, and indicators of career success. The correlations between individual career planning and tactics, and the same indicators of career success, were also significant. Finally, individual career planning and tactics added significantly to the amount of variation in career success explained by organization career management, supporting a “joint responsibility” perspective of career management in organizations. Develops implications of these findings for practice.

Abstract

Purpose

The purpose of this paper is to discuss the relationships between person–job fit and job satisfaction, the mediating role of career self-management and the moderating role of job demands.

Design/methodology/approach

In this paper, 947 employees were surveyed using questionnaires, and hypothesis testing was conducted using structural equation modeling in Mplus.

Findings

Person–job fit was found to be positively related to career self-management, and career self-management plays a mediating role in the positive relationship between person–job fit and job satisfaction. Statistical analysis also confirmed that job demands moderate both the relationship between person–job fit and career self-management, as well as the relationship between person–job fit and job satisfaction via career self-management.

Research limitations/implications

The results of a single study offer limited generalizability and should thus be applied with caution. More cross-industry and cross-company studies should be conducted to verify the applicability of the findings to other industries, cultures and geographical contexts.

Practical implications

Managers should try to enhance employees' person–job fit and help or encourage them to engage in career self-management to increase job satisfaction. Additionally, managers should be aware of the negative influence of job demands and try to keep them at low levels.

Originality/value

This study extends and enriches the understanding of the positive influence of person–job fit on work outcomes, explores the mechanism of person–job fit on job satisfaction from a new perspective, namely career self-management, and explores the boundary condition (i.e. job demands) of the relationship between person–job fit and career self-management in the Chinese context.

Abstract

Purpose

Due to globalization and digitalization, the world of work is undergoing comprehensive change. These trends are challenging management accounting (MA) and pressuring individuals and organizations to change. The literature postulates a replacement of traditional organizational careers by “new” career models characterized by dynamism and flexibility. However, the state of the art on careers in MA lacks empirical evidence and has disparate research interests.

Design/methodology/approach

In this study, the authors investigate the status quo of careers in MA, key influencing factors and assumed change in such careers. To do so, the authors conducted a quantitative empirical study, based primarily on the careers of 83 graduates of a department offering a MA major at a German-speaking university. Nine qualitative empirical interviews supplement the quantitative findings.

Findings

The authors’ findings indicate that while MA careers are changing, the characteristics of the profession are continuing to concur with the traditional organizational understanding of careers. Accumulated professional experience is the key factor to achieving a management position although management accountants tend to become more dynamic in terms of career paths and career understanding. Thus, employment in various functional areas opens new career paths in MA.

Research limitations/implications

The methodology of analysing quantitative and empirical cross-sectional data and the resulting final sample size is too small to guarantee robust statistical inference. Moreover, further interviews would lead to greater data saturation.

Practical implications

The study sheds light on the under-researched question of how careers in MA proceed and develop. This could be of interest for practitioners working with management accountants such as personnel consultants.

Originality/value

This study contributes to the field through its comprehensive consideration of careers in MA in this changed context, thus providing new insights for academia and business practice.

Abstract

Purpose

Embedded in higher educational settings, work-integrated learning (WIL) is a key reflection to students' perceived employability. The purpose of this study is to explore the antecedents of internal and external perceived employability. The research attempts to test a theoretical model examining the relationships among human capital, work values, career self-management, internal perceived employability and external perceived employability.

Design/methodology/approach

Data were collected from 588 students who have internship experience from two self-financing higher education institutions in Hong Kong. We adopted structural equation modelling (SEM) to test the proposed research hypotheses.

Findings

Results support the idea that human capital and intrinsic work values are significant antecedents of perceived employability. Furthermore, this relationship is fully mediated by career self-management. The implications of the findings for understanding the process through which psychological variables affect an individual's perceived employability are discussed.

Originality/value

Previous studies have extensively examined the effectiveness of WIL in increasing graduates' employability. However, unclear focus has been given to examine psychological attributes, such as human capital, work values and career self-management in WIL. In addition, few researchers have empirically examined the linkages among human capital, work values, career self-management and employability through internships or WIL experiences. Therefore, to bridge these gaps, the present study examines the effect of human capital, work values and career self-management on students' perceived employability when gaining internships or WIL experiences in a higher education setting.

Abstract

Purpose

The purpose of this paper is to explore professional employees' career move preferences and the impact of both individual and organizational career management. Departing from theoretical work on the “new career”, different types of career moves employees can make on the internal labor market are discussed and related to the literature on both organizational and individual career management.

Design/methodology/approach

To test the hypotheses, a cross‐sectional survey of 472 professional employees from one company is presented.

Findings

The preferences for both vertical career moves and moves relating to job enrichment and temporary moves are significantly affected by individual career management, but not by organizational career management practices. The preference for making lateral moves could not be explained by our antecedent variables.

Research limitations/implications

Future research should involve a larger sample of organizations in order to collect empirical data about the extent to which OCM practices impact career preferences. Our results provide evidence for the relationship between individual career management and career move preferences and thereby adds to the literature on the “new career”.

Practical implications

This study has a number of practical implications that relate to the ways in which organizations can stimulate different career moves among their employees through the enhancement of personal career initiatives.

Originality/value

The value of this paper is the contribution it makes to the career literature by relating to different streams of research, about career mobility on the one hand and individual and organizational career management on the other.

Abstract

Examines the use of Soft Systems Methodology (SSM) in the analysis and improvement of a “messy” HRM problem in Nationwide Building Society (NBS). Describes SSM in outline and relates it to a case study application of the methodology in the area of career management and career counselling. At the time of investigation, there was a growing awareness of career problems among managers of all levels in NBS increasing the impetus for change. The problems identified in career management did not lead to clearly defined objectives: the “right answer” was not yet known and variables involved were bound up in values, motives and decisions of human beings with a significant amount of free choice. Develops and analyses a Rich Picture taking account of subjective data as well as objective facts. The understanding gained about the management of careers is used to generate possible improvements and solutions following the stages of SSM. Makes recommendations, a number of which have already been implemented within NBS.

Abstract

This study was carried out in a major UK retail bank over a seven‐year period. The initial survey in 1993 revealed the lack of a strategic approach to career management and a negative psychological contract. The follow‐up survey was carried out in March 2000. The research findings reveal a failure by management both to provide the tools necessary for career management and successfully to change the nature of the psychological contract. The “new” contract transferred responsibility to employees for managing their own career and was considered by employees as a violation of the “old”, paternalistic psychological contract. The “new” contract in this organisation was seen to be a regressive move from a relational contract to a transactional contract. Little progress had been made by management to gain acceptance of the new contract during the period of the research.

Abstract

Purpose

The aim of this paper is to explore the support that project managers receive from construction project-based organisations (PBOs) in their early careers.

Design/methodology/approach

Fifty-seven semi-structured in-depth interviews were conducted with four key stakeholder groups including early career project managers (ECPMs) and employers from Australian construction PBOs, project management professional bodies, and university educators to ascertain (1) what organizations are currently doing and (2) what organizations can do better to support project managers in their early careers.

Findings

Thematic analysis revealed that construction PBOs' responsibilities to ECPMs entailed: (1) providing mentoring, (2) offering training, (3) collaborating with universities, (4) giving time and feedback and (5) assigning manageable workloads. However, the findings revealed inconsistencies in companies enacting these responsibilities.

Research limitations/implications

This research is limited to the context of the Australian construction industry, yet the findings shed valuable insights into the current practices of construction PBOs in supporting ECPMs. From a strategic resource-based view perspective, ECPMs have the potential to serve as long-term valuable organizational resources. Failure to invest in new professional entrants constitutes an area of untapped competitive advantage.

Practical implications

Construction PBOs looking to better support their ECPMs may use the results of this research as a guide to tailor their early career professional development initiatives.

Originality/value

The study adopts a holistic, multi-vocal approach by interviewing four key stakeholder groups. The findings contribute new insights into the role of construction PBOs in supporting ECPMs and the implications this has on the sustainability of their project management talent pool.

Abstract

Purpose

The purpose of this paper is to examine the relationship of gender, work factors, and non‐work factors with aspirations to positions in senior management. A process model of senior management aspirations was developed and tested.

Design/methodology/approach

Data were collected via an online survey that resulted in a sample of 368 working professionals. Hierarchical multiple regression analysis was used to analyze results.

Findings

Women were less likely than men to desire promotion into a senior management position. Moreover, women's lower desired aspirations for promotion to senior management were due in part to the smaller degree of congruence that women perceive between personal characteristics and senior management positions and in part to the less favorable prospects for career advancement that women perceive relative to men.

Research limitations/implications

The cross‐sectional, correlational research design does not permit strong inferences regarding the causal direction of observed relationships. In addition, the specific nature of the sample (working professionals enrolled in graduate study at one university in the USA) may limit the generalizability of the results.

Practical implications

Because women's career aspirations are affected by their perceived congruence with senior management positions and by their perceived opportunity to reach senior management, organizations should assure that senior management roles are not predominantly associated with masculine characteristics and should evaluate their promotion systems to eliminate artificial barriers to women's advancement into senior management.

Originality/value

This research distinguishes between desired and enacted aspirations as well as provides insights into some factors that explain why women hold weaker desired aspirations for senior management positions than men.

Abstract

This study addresses recent changes in the career development climate in the USA in which individuals have ultimate responsibility for managing their own careers. We examined empirically the relationship between a relevant set of skills relating to self‐knowledge, interpersonal knowledge, environmental knowledge and effective career management. Data were gathered from 446 students and graduates who had completed a 28‐week, two‐semester managerial skills course within the past five years. The correlation and regression results provide strong support for the hypothesized relationships. The findings reveal that reported acquisition and utilization of skills relating to self‐knowledge, interpersonal knowledge, and environmental knowledge are associated with personal learning, goal setting, career strategies, and career decision making. Implications and directions for future studies are discussed.
