Abstract

Purpose

This study aims to test bigenderism, a universalistic theory that purports to explain why trans men employees enjoy greater organizational acceptance and superior economic outcomes compared to trans women employees.

Design/methodology/approach

Respondents were presented with one of two case studies in which they had to choose whether or not to respect the right of a trans employee to use the restroom of their choice at work. The only difference between the two case studies was the gender of the trans employee. In one case, the employee was a trans man and in the other case, the employee was a trans woman.

Findings

The gender of the trans employee had no impact on the choices of the respondents.

Research limitations/implications

The chief research implication is that heightened discrimination against trans men may better be explained by situational theories of transphobia rather than the universalistic theory that was tested in this paper. The primary research limitation was the use of American undergraduate business students as respondents.

Practical implications

Organizations need to be especially vigilant in protecting the restroom rights of their transgender employees, which may entail eliminating gender-segregated restrooms.

Originality/value

This paper is original in that it uses an experimental design to test the theory of bigenderism. It adds value by encouraging experimental research that examines situational theories of transphobia.

Abstract

Purpose

The purpose of this study is to provide a closer look at being out in the work environment. What are the characteristics that distinguish lesbian women who are out at work from those who are not? What role do companies play with their diversity-related measures?

Design/methodology/approach

This paper investigates characteristics that distinguish lesbian women who were out at work and analyzes the use of various sexual identity management strategies in relation to specific reference groups within a company. Furthermore, the method of multiple correspondence analysis is used to visually map the associations between company-specific characteristics and being out.

Findings

Results show that being out in the work environment is subject to a complex interplay of several factors, from personal resources to the diversity-friendliness of the company. A company’s lesbian, gay, bisexual, transgender, and intersexual (LGBTI)-related measures, such as in-house LGBTI networks or diversity workshops, can not only promote the coming out of lesbian employees, and thereby help to increase their overall satisfaction with life, but can also reduce their experiences of discrimination.

Originality/value

In this paper, the method of multiple correspondence analysis is used to examine the relationships between several diversity-related measures of the company and being out at the workplace. A visualization of these relationships in a two-dimensional space allows a more comprehensive view of these features and their possible effect on being out at the workplace.

Abstract

Purpose

The authors discuss the implications of the recent United States Supreme Court decision in Dobbs v. Jackson and its impact on employees and employers. Although several employers issued public statements regarding the provision of abortion-related benefits, the authors highlight some of the obstacles to their implementation.

Design/methodology/approach

With a focus on employee wellbeing, the authors discuss the obstacles in implementing abortion care benefits.

Findings

While it is encouraging to see many organizations make public statements in support of abortion rights, the authors temper their enthusiam with questions about practicality.

Research limitations/implications

Based on the research on hidden stigmas and the job demands-resources model, the authors argue that employees who need to use abortion-related benefits may be unlikely to seek them.

Practical implications

The authors highlight some unanswered questions relating to the requesting and granting of abortion healthcare benefits.

Social implications

The Dobbs decision takes away rights. While the authors applaud organizations’ efforts to restore them, facilitating access to an abortion in other states is quite complicated.

Originality/value

Although abortions are very common, very little organizational research has addressed the topic. In light of the Dobbs v. Jackson decision, the paper raises some timely questions about employer-sponsored abortion healthcare.

Abstract

Purpose

The purpose of this paper is to use the data analysis method of sentiment analysis to improve the understanding of a large data set of employee comments from an annual employee job satisfaction survey of a US hospitality organization.

Design/methodology/approach

Sentiment analysis is used to examine the employee comments by identifying meaningful patterns, frequently used words and emotions. The statistical computing language, R, uses the sentiment analysis process to scan each employee survey comment, compare the words with the predefined word dictionary and classify the employee comments into the appropriate emotion category.

Findings

Employee responses written in English and in Spanish are compared with significant differences identified between the two groups, triggering further investigation of the Spanish comments. Sentiment analysis was then conducted on the Spanish comments comparing two groups, front-of-house vs back-of-house employees and employees with male supervisors vs female supervisors. Results from the analysis of employee comments written in Spanish point to higher scores for job sadness and anger. The negative comments referred to desires for improved healthcare, requests for increased wages and frustration with difficult supervisor relationships. The findings from this study add to the growing body of literature that has begun to focus on the unique work experiences of Latino employees in the USA.

Originality/value

This is the first study to examine a large unstructured English and Spanish text database from a hospitality organization’s employee job satisfaction surveys using sentiment analysis. Applying this big data analytics process to advance new insights into the human capital aspects of hospitality management is intriguing to many researchers. The results of this study demonstrate an issue that needs to be further investigated particularly considering the hospitality industry’s employee demographics.

Abstract

Purpose

This study aims to analyze the relationship between attitudes towards organizational diversity and towards trans people, correlating them with the levels of transphobia among HR professionals. Drawing upon the Intergroup Contact Theory, we also seek to understand whether the results may be influenced by the contact variable.

Design/methodology/approach

Data were collected through the administration of a questionnaire to a sample of 184 HR professionals. The questionnaire was comprised of self-constructed questions and previously validated scales, including: Attitudes Toward Diversity Scale (ATDS) (Montei et al., 1996), Attitudes Toward Transgendered Individuals (ATTI) Scale (Walch et al., 2012) and Genderism and Transphobia Scale (GTS) (Hill and Willoughby, 2005).

Findings

The results do not show high levels of negative attitudes towards organizational diversity or intolerance towards trans people, being these variables correlated, with higher levels of intolerance in the portion of the sample without contact with trans people.

Originality/value

This article contributes to the increase of knowledge in the field of HR Development Policies focusing on the thematic of Diversity and Inclusion, which is a very current and important topic in organizations today. Also, the relevance and contribution of the study point to the need for Human Resources Management Practices that take on positive discrimination and/or encourage the adoption of affirmative actions by organizations.

Propósito

Este estudio tiene como objetivo analizar la relación entre las actitudes hacia la diversidad organizacional y hacia las personas trans, correlacionándolas con los niveles de transfobia entre los profesionales de recursos humanos. Basándonos en la Teoría del Contacto Intergrupal, también buscamos comprender si los resultados pueden estar influenciados por la variable de contacto.

Diseño/metodología/enfoque

Se recopilaron datos a través de la administración de un cuestionario a una muestra de 184 profesionales de recursos humanos. El cuestionario estaba compuesto por preguntas autoconstruidas y escalas previamente validadas, que incluían: Attitudes Toward Diversity Scale - ATDS (Montei et al., 1996), Attitudes Toward Transgendered Individuals (ATTI) Scale (Walch et al., 2012) y Genderism and Transphobia Scale - GTS (Hill and Willoughby, 2005).

Hallazgos

Los resultados no muestran altos niveles de actitudes negativas hacia la diversidad organizacional o intolerancia hacia las personas trans, siendo estas variables correlacionadas, con niveles más altos de intolerancia en la porción de la muestra sin contacto con personas transgénero.

Originalidad/valor

Este artículo contribuye al aumento del conocimiento en el campo de las políticas de desarrollo de recursos humanos, centrándose en la temática de Diversidad e Inclusión, la cual es un tema muy actual e importante en las organizaciones hoy en día. Además, la relevancia y contribución del estudio señalan la necesidad de prácticas de gestión de recursos humanos que asuman la discriminación positiva y/o fomenten la adopción de acciones afirmativas por parte de las organizaciones.

Abstract

Purpose

This article examines how the practice of work inclusion towards vulnerable groups can positively affect individual leaders and co-workers. We specifically examine intrapersonal factors like motivation and commitment.

Design/methodology/approach

Using a multiple case design, data is gathered through semi-structured interviews in three private Norwegian organizations. Fifteen interviews were conducted and included leaders and co-workers from each organization. Secondary data, such as internal documents regarding the work inclusion policies, sustainability reports and news articles, were also used to describe different organizational approaches toward work inclusion.

Findings

Work inclusion activities can positively affect leaders’ and co-workers’ commitment and intrinsic motivation.

Originality/value

This article focuses on the individuals who conduct inclusive behavior and how they benefit from practicing inclusion. Exploring the three companies’ different inclusion policies provides insights into how these are associated with different outcomes. The findings indicate that the policy structure and the practice of inclusion can have positive motivational and commitment effects.

Abstract

Purpose

The aim of this paper is to contribute to knowledge about the diversity of credibility arrangements in new audit spaces “in the margins” of auditing and the implications of such arrangements.

Design/methodology/approach

The paper is based on an in-depth qualitative study of the lesbian, gay, bisexual, transgender, queer and intersex (LGBTQI) rights certification run by the Swedish Federation for Lesbian, Gay, Bisexual, Transgender, Queer and Intersex Rights (RFSL) during its first decade of operation. We have interviewed employees and studied documents at the certification units within the RFSL. We have also interviewed certified organizations.

Findings

We highlight two features that explain the unusual credibility arrangements in this audit practice: the role of beneficiaries in the organizational arrangements chosen and the role of responsibility as an organizing value with consequences for responsibility allocation in this certification. These features make it possible for the RFSL to act as a credible auditor even though it deviates from common arrangements for credible audits.

Originality/value

The RFSL certification is different in several ways. First, the RFSL acts as both a trainer and an auditor. Second, the trainers/auditors at the RFSL have no accreditation to guarantee their credibility. Third, the RFSL decides for itself what standards should apply for the certification and adapts these standards to the operation being audited. Therefore, this case provides a good opportunity to study alternative credibility arrangements in the margins of auditing as well as their justifications.

Abstract

Purpose

The purpose of this paper is to evaluate the prevalence of depression and to determine the association between social support and depression among transgender women in Bangkok, Thailand.

Design/methodology/approach

A cross-sectional study was conducted among 280 transgender women in Bangkok, Thailand between March 2019 and May 2019 using the snowball sampling method. Data were collected through a self-administered questionnaire. The questionnaire included demographic questions and measures of social support (MSPSS) and depression (CES-D). Multivariable logistic regression analysis was employed to explore the association between social support and depression.

Findings

The prevalence of depression among transgender women was 58.2%. Multivariable logistic regression analysis indicated that depression was significantly associated with perceived low social support (OR: 9.55, 95%CI: 2.10–43.39) and moderate social support (OR: 2.03, 95%CI: 1.19–3.46) after being adjusted for religion, sufficient income and alcohol drinking.

Originality/value

Transgender women were prone to experience a higher prevalence of depression than the general population. Social support would reduce the risk of depression among transgender women. Therefore, social support service systems for transgender women should be embedded into organizations concerned.
