Abstract

Purpose

The purpose of this multiyear research study is to examine leadership in K-12 schools using a positive organizational perspective to understand how to foster, support and encourage flourishing in schools. In this article, the authors describe the lived experiences of a small group of principals and vice-principals in K-12 schools describing how they have experienced flourishing in their work.

Design/methodology/approach

The research was carried out using a qualitative, phenomenological approach to examine the lived, concrete and situated experiences of a small sample of school administrators (N = 9) in two school districts in the province of British Columbia, Canada. Data were collected through individual interviews that were designed to be appreciative in nature. These lasted between 60 and 90 min, were recorded and transcribed. The interview data were deductively and inductively analyzed and arranged into themes that demonstrate the key components of positive leadership for flourishing in schools, derived from these participants' experiences.

Findings

Building on and extending their findings that school administrators feel a sense of flourishing when they focus on their work from the values of purpose, passion and play, the authors found that a fourth value, presence, was important for these participants to experience well-being at work. Principals’ sense of well-being was strongly related to the notion of balance in their work and life, which helped them address potential stress and ill-being. Findings suggest that a strengths-based, positive approach to school leadership offers an alternative perspective for supporting and encouraging well-being at work.

Research limitations/implications

Limitations of this research include the small sample size and the appreciative focus with which the data were collected that meant that participants were providing their experiences from a positive perspective. This article offers a complementary perspective for researching well-being in schools, from a positive, strengths-based approach to examining the work of administrators.

Practical implications

The authors offer insights into the work of school leaders from an appreciative, strengths-based perspective on understandings and practices that may be useful to principals and vice-principals who wish to enhance their workplace well-being. The authors suggest that administrators can learn to craft their work in ways that highlight existing well-being conditions toward amplifying and sustaining well-being. Working from four animating values for flourishing seemed to promote well-being for this small sample of administrators within the existing challenges and complexities of their work.

Originality/value

This article offers examples of lived experiences of principal and vice-principal well-being that highlight what happens when school leaders attend to their work from a positive, appreciative, strength-based perspective. This research perspective is an additional source of knowledge about well-being in schools complementing the existing research on well-being from a stress management and reduction perspective.

Purpose

The purpose of this study was to explore school principals' and vice-principals' perceptions of their strategies of coping with loneliness at work. The study posed two questions: (1) how do educational leaders perceive their strategies of coping with loneliness at work? (2) What are the differences in the style of coping with loneliness between school principals and vice-principals, as they perceive it?

Design/methodology/approach

Based on 41 semi-structured interviews with 22 school principals and 19 vice-principals three main coping strategies were found.

Findings

This study differentiated between three strategies for coping with a sense of loneliness in the workplace: (1) receiving support from within and outside of the school, (2) action-oriented coping strategy, and (3) perspective-focused coping strategy. Some of these strategies characterized school principals while others characterized vice-principals.

Practical implications

Educational leaders' familiarity with a variety of coping strategies with a sense of loneliness, appropriate to their specific difficulty should be expanded.

Originality/value

The issue of coping with loneliness has barely been explored in the context of leaders and managers. This issue is of particular importance, given the negative effects of loneliness on leaders' mental well-being and their functioning at work.

Abstract

Purpose

The purpose of this paper is to explore how Ontario principals make sense of difference within student populations and how this sensemaking influences how they do their work.

Design/methodology/approach

The paper reports on a qualitative study in Ontario, Canada that included 59 semistructured interviews with school principals from English public, secular school districts in Southern Ontario.

Findings

Four themes emerged in principals’ descriptions of student populations: perceiving everyone as the same, or homogeneous; perceiving visible differences associated with particular religions, race and cultures; perceiving invisible or less visible differences, such as academic differences, socioeconomic status, mental health issues, gender identity and sexual orientation; and perceiving both visible and less visible differences through an inclusive lens. When asked about how their understanding of difference influenced how they did their work, principals’ responses varied from not influencing their work at all to influencing practices and activities. Participants’ context – both personal and local – influenced some of the work they did in their role as school principal. Lastly, multiple sources of disconnect emerged between how principals understood difference and the practices that they engage in at their school site; between their sensemaking about difference and diversity and preparing students for the twenty-first century competencies as global citizens; and between principals’ understanding of difference and diversity and existing provincial policy.

Research limitations/implications

Study insights not only contribute to an existing body of literature that examines principals’ sensemaking around difference, but also extend this line of inquiry to consider how this sensemaking influences their professional practice. These findings pose additional research questions about how to approach principal professional learning for inclusive and equitable education. For example, even though principals are contractually responsible for students in their care, why is it that their efforts toward equitable and inclusive schooling appear to be limited to the school site and not the wider community?

Practical implications

Study findings can be used to inform principal preparation programs and professional learning opportunities. Namely, these programs should provide the skill development required as well as the time needed for principals to reflect on their local context and beliefs, and to consider how their local context and beliefs are connected to larger societal efforts to create a more inclusive and equitable society.

Social implications

School leadership is integral to creating and building more inclusive and equitable public education that improves all students’ success at school. As Ontario’s general population becomes increasingly diverse, it is imperative that principals support success for all students; this can only happen if they understand the complexity of difference within their student populations and beyond, how to address these complexities and how their own understandings and beliefs influence their leadership practices.

Originality/value

Although other papers have examined how principals make sense of difference and diversity in student bodies, this paper also explores how this sensemaking influences how school leaders do their work.

Abstract

Purpose

School principals are generally seen as key facilitators for the delivery and long-term implementation of activities on school health promotion, including health literacy. However, there is little evidence on the health literacy and health status of this occupational group. The purpose of this paper is to investigate the health literacy of school principals and its association with mental health indicators.

Design/methodology/approach

A cross-sectional online survey with German school principals and members of the management board (vice principals) was conducted (n = 680, 68.3% female). Demographic (gender, age) and work characteristics (type of school, professional role) as well as health literacy served as independent variables. Mental health as a dependent variable included well-being, emotional exhaustion and psychosomatic complaints. Next to uni- and bivariate analysis, a series of binary logistic regression models was performed.

Findings

Of the respondents, 29.2% showed a limited health literacy with significant differences to the disadvantage of male principals. With regard to mental health, respondents aged over 60 years and those from schools for children with special educational needs were less often affected by low well-being as well as frequent emotional exhaustion and psychosomatic complaints. Taking into account demographic and work characteristics, regression models revealed significant associations between a low level of health literacy and poor mental health across all indicators.

Research limitations/implications

The cross-sectional nature of this study does not allow to draw conclusions about the causal pathways between health literacy and mental health. Although the sample has been weighted, the results cannot be generalized to the whole population of school principals. There is a need for evidence-based interventions aiming at promoting health literacy and mental health tailored to the needs of school principals.

Originality/value

This is the first study to investigate health literacy and its association with health indicators among school principals.

Abstract

School-level leaders are suffering. They are experiencing a well-being crisis after years of working long work hours, managing an unrelenting workload, and navigating shifting policy contexts. School leaders that are experiencing work intensification and highly stressful work environments can suffer personal and professional consequences. On a professional level, school-level leaders are immersed in intensified work environments that mute the power and potential increasingly associated with their role. This chapter describes challenges that threaten school-level leaders' productivity, job satisfaction, happiness and well-being, such as work intensification, burnout, stress as well as loneliness and isolation. In these ways, the emotional aspects of their work can influence school-level leaders' ability to lead happy and healthy lives, while also having the supplementary effect of making the position less attractive for the next generation of school leaders. Research conducted in jurisdictions around the world is discussed throughout the chapter to demonstrate that the well-being crisis experienced by school leaders is an international phenomenon. I also use this discussion of the challenges facing contemporary school-level leaders to encourage them to reconnect with the reasons why, and the emotions they felt, when first pursuing a position in K-12 school-level leadership.

Abstract

Purpose

The purpose of this paper is to present well-being, leadership, and the development of each from a communal perspective in a Finnish primary school in the years 2000-2009.

Design/methodology/approach

The study included five sets of data. The quantitative research data were collected from the school staff using the Well-Being at Your Work index questionnaire in 2004 (n=36), 2005 (n=41), and in 2009 (n=34). In 2006, two group interviews were carried out with the school personnel (n=21), and in 2011, retrospective interview data were collected from an expert classroom teacher (n=1). Quantitative data were analysed statistically using descriptive statistics. The qualitative group interview data were analysed by an inductive content analysis, while the expert interview was analysed according to the methods of factual analysis.

Findings

During this period, several communal interventions were developed in the school to promote occupational well-being. Over the course of the study, staff members’ satisfaction with the actions and the support provided by the principal has improved, and leadership-related problems have decreased.

Research limitations/implications

The results cover research findings from one school and therefore cannot be generalised to other Finnish school communities.

Originality/value

Schools’ work communities must be active in developing interventions to improve their own occupational well-being. Furthermore, leaders must be actively involved in the development of occupational well-being.

Abstract

Purpose

This study aims to explore the challenges reported by Israeli school vice-principals regarding their relationships with principals and teachers. The study examines two questions: (1) How do vice-principals perceive the challenges involved in their relationships with principals and teachers? and (2) How do they respond to these challenges?

Design/methodology/approach

The study employed a qualitative approach to explore the challenges encountered by Israeli school vice-principals in their relationships with principals and teachers. Semi-structured, face-to-face interviews were conducted with 17 vice-principals, allowing for an in-depth understanding of their perspectives and experiences.

Findings

The findings of the study highlight three challenges mentioned by the research participants: bridging between principals and teachers, maintaining complete loyalty to both sides and middle-ground responsibility for the school.

Originality/value

This study enriches the existing literature on vice-principals by investigating their distinct position as intermediaries bridging teachers and principals. It offers valuable insights into the challenges they encounter in their interactions with both parties, as well as their strategies to tackle these issues. Through the application of role theory, the research deepens comprehension of the intricate nature of the vice-principals' role, providing pragmatic suggestions for improvement.

School-level leaders should not be expected to be mired in emotional turmoil and sacrifice their own health, happiness and well-being to do their jobs effectively. While the emotional aspects of school-level leadership have continued to evolve and become increasingly complex since the turn of the twenty-first century, the supports available to these individuals remain outdated, ineffective, and moribund. If mentoring, anonymous telephone support lines and other ‘old school’ approaches for supporting school leaders were still effective, they would not be struggling to deal with the emotional aspects of their work and workload. Further, there is a need to provide ‘just-in-time’ supports that are available to school-level leaders when concerns arise. Absent structural changes, isolated and individualized approaches to self-care cannot mitigate the challenges principals face or the physical, mental and emotional toll associated with their work and workload. Communal strategies and policy levers are recommended in an effort to go beyond mindfulness and other (potentially) individualistic and neoliberal approaches to self-care. This chapter also explores how principal preparation programmes and other formal professional learning opportunities are an untapped resource in terms of strengthening school-level leaders' emotional regulation capacity and building a general appreciation for the emotional aspects of school-level leadership.

Abstract

In Ontario Canada, being a vice principal is not considered a career goal. Rather, school principals are drawn from the ranks of practising vice principals. Potential administrators must first pass the principal qualification program and spend several successful years in the interim position of vice principal (known as assistant principal, deputy principal, and assistant headmaster in other countries) before applying for the principalship itself. The current system appears to be replete with inherent challenges both for vice principals and the educational stakeholders they serve. Administrator training is based on a quantitative paradigm, but the vice principal role is highly qualitative in nature, requiring strong interpersonal skills to address conflict for which no training is provided. The current system addresses the dual role of management and leadership but from the perspective of the principal, not the vice principal. Training also favors management over leadership, yet hiring processes for vice principals place a high value on demonstrated leadership. Facility with ethical decision-making is central to the vice principal role yet absent from qualification programs. Qualification programs use classroom-based learning with no “in-role” field experience. Mentoring systems designed to provide new vice principals with help are inadequate for supporting daily tasks. As a consequence, newly appointed vice principals find themselves in a role for which they have not been trained.
