Abstract

Compensation systems serve a critical role in strategic human resources management, and over the past twenty-five years, there have been an increasing number of public sector reform efforts aimed at better aligning compensation practices with institutional workforce needs. While many past reforms have been performance driven, the nationʼs most recent economic downturn has served as potent catalyst for a renewed focus on public sector compensation, particularly reforms to public sector retirement benefits. However, given the traditional importance of public sector retirement benefits within broader bureaucratic structures, these new reforms hold the potential to substantially alter human capital capacity in the public sector. Using wage and retirement benefit data from the U.S. Census Bureauʼs Current Population Survey and National Compensation Survey, this paper finds that state and local governments face significant threats to their long-term human capital capacity in light of potential benefit reforms that place a disproportionate emphasis upon competitive wage rates.

Abstract

Purpose

To provide insight, explanation, and empirical evidence into how and why CEOs get paid the amounts that they do.

Design/methodology/approach

This paper blends several methodologies. Using qualitative interviews with several high level managers, it develops a coding listing to capture how pharmaceutical firms compete within their industry. The paper then uses a structured content analysis approach to capture the specific and observable competitive moves that pharmaceutical firms launch.

Findings

Base pay and bonus of the CEO are greater for firms that launch higher volumes of competitive actions. Furthermore, the variety of competitive moves appears to influence a CEO's base salary.

Research limitations/implications

This study has limited external validity since the firms in this sample are all large US pharmaceutical firms. The research implication is that, to date, firm size and past performance were identified as the single greatest predictors of CEO pay. Findings from this study suggest that how a firm behaves in a competitive context is as important as static characteristics of the firm (e.g. size) in predicting CEO pay levels.

Practical implications

Findings of this study begin to inform how directors may arrive at compensation decisions for CEOs. Since governance and CEO pay is becoming a more salient topic, this study suggests that directors can be trained or counseled on how to make more appropriate and refined decisions regarding CEO pay.

Originality/value

This paper employs a unique methodology to arrive at a question that is important, but under‐researched. Namely, we inform audiences who are concerned with how and why CEO's get paid what they do. Because CEO paychecks are a significant organizational expense, more research into how and why CEOs get paid a certain level is important theoretically and practically.

Abstract

Purpose

The purpose of this paper is to explore the impact of human resource (HR) management practices on achieving competitive advantage through studying the mediating role of employee satisfaction in the context of five-star hotels in Northern Cyprus.

Design/methodology/approach

To produce numeric data as well as to test the hypothesis, the researchers employed structural equation modeling and AMOS. The testing included (n=439) questionnaires. The model suggested by the authors examined the tourism sector, and in particular, five-star hotels located in Northern Cyprus.

Findings

The main research findings revealed that HR practices had a significant effect on competitive advantage. By comparison, the research findings revealed that the mediator variable had no effect on achieving competitive advantage for five-star hotels in Northern Cyprus.

Originality/value

This study demonstrates originality by responding to the recommendations of prior studies conducted on HR in Northern Cyprus Island. This makes a theoretical contribution to the field, since only Turkey recognizes Northern Cyprus, which makes conducting research on this country a challenge for researchers worldwide. Based on this study’s outcomes, this paper discusses its theoretical and practical implications, as well as recommendations for future research.

Abstract

Purpose

Amidst the turbulent tides of geopolitical uncertainty and pandemic-induced economic disruptions, the information technology industry grapples with alarming attrition and aggravating talent gaps, spurring a surge in demand for specialized digital proficiencies. Leveraging this imperative, firms seek to attract and retain top-tier talent through generous compensation packages. This study introduces a holistic, integrated theoretical framework integrating machine learning models to develop a compensation model, interrogating the multifaceted factors that shape pay determination.

Design/methodology/approach

Drawing upon a stratified sample of 2488 observations, this study determines whether compensation can be accurately predicted via constructs derived from the integrated theoretical framework, employing various cutting-edge machine learning models. This study culminates in discovering a random forest model, exhibiting 99.6% accuracy and 0.08° mean absolute error, following a series of comprehensive robustness checks.

Findings

The empirical findings of this study have revealed critical determinants of compensation, including but not limited to experience level, educational background, and specialized skill-set. The research also elucidates that gender does not play a role in pay disparity, while company size and type hold no consequential sway over individual compensation determination.

Practical implications

The research underscores the importance of equitable compensation to foster technological innovation and encourage the retention of top talent, emphasizing the significance of human capital. Furthermore, the model presented in this study empowers individuals to negotiate their compensation more effectively and supports enterprises in crafting targeted compensation strategies, thereby facilitating sustainable economic growth and helping to attain various Sustainable Development Goals.

Originality/value

The cardinal contribution of this research lies in the inception of an inclusive theoretical framework that persuasively explicates the intricacies of a machine learning-driven remuneration model, ennobled by the synthesis of diverse management theories to capture the complexity of compensation determination. However, the generalizability of the findings to other sectors is constrained as this study is exclusively limited to the IT sector.

Abstract

Purpose

Previous literature has identified human resources as a key source of competitive advantage in organizations of all sizes. However, Small and Medium-sized Enterprises (SMEs) face difficulty in comprehensively implementing all recommended Human Resource Management (HRM) functions. In this study, we shed light on the field of HRM in SMEs by focusing on the context of Greek Small and Medium-sized Hotels (SMHs), which represent a dominant private sector employer across the country.

Design/methodology/approach

Using a fuzzy-set qualitative comparative analysis (fsQCA) and 34 in-depth interviews with SMHs' owners/managers, we explore the HRM conditions leading to high levels of performance, while taking into consideration the influence of internal key determinants.

Findings

We uncover three alternative successful HRM strategies that maximize business performance, namely the Compensation-based performers, the HRM developers and the HRM investors. Each strategy fits discreet organizational characteristics related to company size, ownership type and organizational structure.

Originality/value

To the best of the authors' knowledge this is among the first empirical studies that examine different and equifinal performance-enhancing configurations of HRM practices in SMHs.

Abstract

Purpose

This paper aims to explore the socially responsible human resource practices disclosed by the “World’s Best Multinational Workplaces,” with the aim of facilitating the benchmarking of these disclosed practices.

Design/methodology/approach

Using the “World’s Best Multinational Workplaces” list was a strategic decision in this study due to the rigorous methodology used in the preparation of the list as it concentrated largely on the employees’ feedback, thus ensuring that these listed companies are actually top workplaces. Both manifest and latent content analysis, are applied on 23 of the 25 listed Multinational Corporations’ websites and reports, and company reviews done on these companies by the Great Place to Work for to pinpoint the social responsible human resource practices.

Findings

Most of the practices disclosed are oriented toward enhancing the employees’ work experiences whether that happened through improving their employment conditions or through having a diverse and inclusive workplace. Thus, the employee-oriented human resource management practices got the lion’s share of the disclosures, rather than the legal or the Corporate social responsibility–human resources facilitation components.

Research limitations/implications

The practices that are already used at small and medium enterprises within national contexts were not covered in this study.

Practical implications

It is assumed that businesses can benefit from the practices of these MNCs which are considered as great places to work for, and as pioneers in their socially responsible human resource approaches.

Originality/value

This study is likely to fill an important gap in the corporate social responsibility literature, which gave pint-sized attention to the internal stakeholders, rendering the academic coverage of employee-related practices scarce if not absent

Abstract

Purpose

The aim of this paper is to demonstrate how global IT services provider Wipro Technologies addressed the early engagement issues associated with its fast pace of growth across geographic and cultural boundaries.

Design/methodology/approach

This paper identifies the problems associated with rapid growth across different cultures and geographic areas and charts the organization's analysis of those problems and implementation of a successful and innovative solution.

Findings

An organization with strong HR systems, such as competitive compensation levels, well‐designed benefit plans and world‐class training and performance management, may encounter low levels of employee satisfaction, particularly in challenging situations such as fast global growth. Introducing initiatives to increase employee engagement can help to overcome challenges of retention and productivity across a global and diverse workforce.

Originality/value

Turnover of staff in the early period of employment means that new hires can leave before they experience the benefits of working for an organization. Engagement initiatives focused at this period can improve attrition rates.

Abstract

Purpose

This study analyses whether human resource management (HRM), through the use of four sets of high-performance work policies (HPWPs) (i.e. selection, training, motivation and opportunity policies), mediates the relationship between socioemotional wealth (SEW)—defined as a unique set of nonfinancial family goals—and firm financial performance when family firms face a high-risk context.

Design/methodology/approach

Hypotheses were statistically tested using a structural equation modeling (SEM) methodology with a cross-sectional sample of 196 medium-sized and private family firms in a high-risk context in Spain.

Findings

The results indicate that the relationship between SEW and financial performance in family firms is fully mediated by the use of HPWPs, especially by training and motivation HR policies. The importance given to preserving SEW influences the use of four sets of HPWPs when family firms show clear evidence of being confronted by a financial decline (i.e. a high-risk context). However, to improve their financial results to avoid the firm's failure and thus the loss of their SEW, only those HR policies that focus on training and motivation made a significant and positive contribution to the firm financial performance.

Originality/value

This study contributes to the literature on family firms and HRM by adopting an alternative theoretical framework to understand how the importance of nonfinancial family goals may affect employee structures and management policies, thereby improving financial performance in family firms.
