Abstract

This chapter proposes a synergy and integration between OD’s long tradition of “survey guided development” and the rapidly emerging new directions offered by Appreciative Inquiry. Both Appreciative Inquiry and the survey-guided development approaches have a common shared commitment to the Lewinian call to Action Research. The chapter traces the movement from Action Research to “survey guided development,” and then to the emergence of Appreciative inquiry. Several illustrations of Appreciative Inquiry combined with Survey Guided Organization Development are presented for U.S. and international applications. Findings illustrated in the chapter present the possibility of a third new and powerful perspective on the driving forces and dynamics of change. In addition, the international illustrations raise the question of and strengthen the argument for a common universal human experience.

Abstract

The underpinnings of knowledge management theories is that finding, keeping and leveraging an organization’s information assets are critical to productivity, efficiency of operation and successful competition. Following a brief introduction of the knowledge management systems, this essay examines the corollary relationship between knowledge management and appreciative inquiry, and subsequently points to critical areas in which knowledge management practices can benefit from adopting the appreciative inquiry perspective. More particularly, we submit that appreciative inquiry can motivate organizational-wide adoption and it can provide language-based mechanisms that facilitate effective knowledge exchange. The development of an appreciative inquiry based mode of knowledge management as an alternative to the prevailing approaches opens new horizons and uncovers previously overlooked possibilities, which eventually can contribute to the overall organizational well-being.

Abstract

This chapter explores the power of appreciative inquiry in moving beyond a one-time intervention technique to sustaining positive change by creating on-going “conversational convergence” around continuously evolving futures and directions for an organization. A conversational map was created from nine years of change data revealing the centrality of language in creating and sustaining change. Awareness of the corporate conversational streams and the intentional influencing of these streams helped sustain the positive change process over this extended period. This influence was applied at the individual level by developing a commitment for appreciative leadership principles and at the corporate level by incorporating appreciative design elements into the organization’s social architecture.

Microfinance is an effective tool for poverty alleviation. The sustainability of microfinance institutions is essential to create desired social impact. The chapter provides insight into how microfinance organizations create sustainable value, using a case study of ACCION San Diego (ACCION SD). The evolution of and progress of ACCION SD is studied through the lens of Appreciative Intelligence framework. A conceptual framework of the appreciative approach to sustainable microfinance is developed and applied to ACCION SD, describing sustaining cycles of success. ACCION SD emerges as an organization with a vision of possibilities, continuously reframing and expanding what is successful. The Appreciative Intelligence of its leadership and innovative programs has led to competitive advantage and sustainable value. The Appreciative Intelligence of its clients reinforces ACCION SD's sustainability. The case study shows that building upon positive possibilities and ability to reframe are important success factors for both clients and microfinance organizations.

Abstract

This chapter creates a logic that links the transformation of organizational consciousness with the creation of a more life affirming global consciousness. In it the author examines the relationship between the practice of Appreciative Inquiry, the concept of organizational consciousness and the need for global transformation. She suggests that Appreciative Inquiry, with its life giving focus, is uniquely suited to simultaneously bring about change in organizations and society through the elevation and evolution of organizational consciousness. Recognizing the need for transformation on a global scale, she challenges the field of organization development to move beyond the metaphor of organization culture toward the metaphor of organizational consciousness. Cultures are defined and bounded by national and corporate borders. Consciousness is all pervasive. It knows not boundaries of organizations, countries nor continents. Appreciative Inquiry practices, that involve the whole system in valuing the best of what is, envisioning generative possibilities and creating life-sustaining organizations, hold great potential for the evolution of organizational consciousness.

Abstract

Generativity is defined in this chapter as the creation of new images, metaphors, physical representations, and so on that have two qualities: they change how people think so that new options for decisions and/or actions become available to them, and they are compelling images that people want to act on. Research and experiences that suggest “positivity,” particularly positive emotion, is not sufficient for transformational change, but that generativity is a key change lever in cases of transformational change, are reviewed. A model of different characteristics of generativity is offered and ways in which appreciative inquiry can be a generative process, increase generative capacity, and lead to generative outcomes, are discussed. Ways to increase the generativity of appreciative inquiry through generative topics, generative questions, generative conversations, and generative action are offered.

Abstract

This study was launched because practitioners of Appreciative Inquiry (AI) instilled awareness for needed AI outcome research. Therefore, the goal of this research was to identify the salient AI processes and levers and the rate of AI success and failure. This study was specific to U.S. municipalities due to a researcher finding AI failure probability therein. In direct opposition, eight U.S. municipalities were identified from the literature as having utilized AI in 14 projects and all were successful even when resistance was present in three applications. A survey revealed 15 AI initiatives identified as successful even when resistance was present in eight, resulting in validation. This study utilized a mixed methods exploratory case study design, sequentially in the mix, consisting of a literature review and application of two unique instruments applied to three populations.

Abstract

Organizational development and change may be initiated from two different starting points. A diagnostic approach begins with an examination of problems to assess and correct dysfunction. In contrast, the Appreciative Inquiry approach begins by identifying an organization’s strengths as resources for change. An experimental study was conducted to compare the processes and outcomes that arise during the first phase of each approach. Results show that both approaches lead to different but favorable and complementary outcomes. Both participant gender and the gender construction of the dyads in which individuals participated moderate these effects in unexpected ways. The implications for understanding the processes by which both methods work, and the potential for combining them, are discussed

Abstract

Purpose

The purpose of this paper is to highlight the role of positive emotions in generating workplace impacts and examine it through the application of an adapted appreciative inquiry process in the context of a work-based project aimed at promoting integrated working under challenging organisational circumstances.

Design/methodology/approach

The paper adopts a case study methodology which highlights how an organisation facing difficult circumstances (such as austerity measures, siloed cultures, constant threats of reorganisation, and requirement to work across occupational boundaries) adapted an appreciative inquiry intervention/method.

Findings

This paper found, first, that the utilisation of appreciative inquiry in the context of an adapted work-based project in difficult organisational circumstances generated positive emotions manifest through a compelling vision and action plans, second, that the impacts (such as a vision) can become entangled and therefore part of the wider ecological context which promotes pathways to such impact, but that, third, there are a various cultural and climate features which may limit the implementation of actions or the continuation of psychological states beyond the time-bound nature of the work-based project.

Practical implications

The paper illustrates how an organisation adapted a form of appreciative inquiry to facilitate organisational change and generated outcomes which were meaningful to the various occupational groupings involved.

Originality/value

This paper offers new evidence and insight into the adaptation of appreciative inquiry under challenging circumstances in the context of a work-based learning project. It also provides a richer picture of how positive emotion can manifest in ways which are meaningful to a localised context.

Abstract

Purpose

The aim of the paper is to report on application of Appreciative Inquiry to the evaluation of a management development programme involving 72 managers from an organisation delivering further and higher education. The structure and ethos of Appreciative Inquiry resulted in stories of both individual and collaborative learning and the resultant impact on organisational performance. The evaluation data were compared with the outcomes of a previous appreciative inquiry and the discourse generated by participants indicated a shift to a more collaborative culture.

Design/methodology/approach

Part one of this article outlined a successful application of Appreciative Inquiry to the diagnosis of individual and organisational development needs involving the collaboration of participating managers. The same managers agreed to be part of a second Appreciative Inquiry, in 2012, to generate evaluation data on the impact of their management development on college performance. Content analysis was used with the qualitative data produced to formulate key themes. Deeper meanings and insights into organisational culture were derived from a later discourse analysis.

Findings

Evidence of a significant change in cross college collaboration was seen in both the content and discourse of the 2012 Appreciative Inquiry. The impact of this collaboration was demonstrated through stories of strategic thinking, innovative solutions and tangible performance improvement. Impact stories also revealed an interesting discursive shift amongst the management population and indicated a greater sense of personal accountability. Discourse analysis also revealed an emerging realisation that interdependent nature of college business was the source of learning about individual and organisational performance.

Research limitations/implications

The workshop teams from the second Appreciative Inquiry were not the same configuration as the original diagnostic workshops described in part one of this article. During the management development programme, action learning sets were created with team coaching support. The impact of team coaching on the sustainability of learning became clear during the second Appreciative Inquiry. The teams were more experienced at working collaboratively and their self-management of the process more confident and effective.

Practical implications

Appreciative Inquiry can be used to diagnose development needs, create an evaluation framework and later conduct an impact evaluation. In this case study, a management population of 72 were actively engaged in all three outcomes.

Originality/value

Appreciative Inquiry used as an evaluation tool ensured that managers had an active role in creating impact stories. The resultant discourse was the collaborative effort of 72 managers. The evaluation research was the co-creation of managers working in cross business and multi level action learning sets.
