Abstract

Affect control theory describes a process in which individuals work to maintain existing situated identities. In this paper, we extend affect control theory to explain selective identity preferences in occupational settings. We argue that individuals form preferences about potential future identities with an eye to maintaining consistency between their potential experiences and their existing biographical identities. In particular, we suggest that occupational identity preferences reflect work-specific biographical identities called worker identities. We then predict that individuals who are seeking alternative or additional occupational identities will prefer those that evoke sentiments that are similar to those evoked by their worker identities. We find that current worker sentiments predict reports of desired and undesired future occupational identities, to include generalized military identities, to a remarkable degree. We discuss the implications for research on occupational mobility, work, and life course, as well as for existing identity theories.

Abstract

Purpose – While important changes have been made in the American workplace, gender inequality persists. Contemporary analyses of occupational segregation suggest that gendered roles and identities may be playing a role, yet few studies explicitly tackle the effects of occupational identity on female disadvantage at work. Moreover, most previous research ignores the structured, multidimensionality of occupational identity focusing on more overt one-dimensional forms of status differentiation. Using sociological work as a case, these analyses delineate how occupational identities contribute to and differentiate publication success – and thus status hierarchies – for men and women in the sociological field.Findings – Net of human capital, results demonstrate the pronounced effect of the structure of occupational identity on publication: An often hidden form of job-queuing, occupational identities are gendered and influence the publication process. Differential rewards based on subtly gendered distinctions prove an important source of persistent inequalities.Social implications – While gender alone may not directly influence publication in premier research journals for more recent cohorts of sociologists, the gendered nature of research specialization and the distribution of rewards based, in part, on specialization present a troubling, more subtle stratifying mechanism.Originality/value of the chapter – This chapter contributes to our understanding of the puzzling pertinence of gender inequality in the academy by pinpointing how the organization of research into specialties is gendered and how this gendering of research affects important outcomes, such as publication. The paper also contributes to our broader understanding of inequality at work as an example of how occupational identity is multidimensional and networked.

Abstract

Focusing on the individual unit of analysis, we explore how workplace identification can explain why individuals engage in unethical behavior that benefits an organization (unethical pro-organizational behavior; UPB). Social identity theory (SIT) stipulates that we want membership within high status organizations and, at extreme levels, may put the organization’s needs above all else. In taking a holistic approach to identification, we investigated how a strong occupational identification can mitigate this desire to unethically help an organization; occupations are a separate identity source and contain codes of conduct that guide ethical behavior. Utilizing a sample of 236 accountants and financial professionals, results indicated that organizational identification and occupational identification alone did not significantly predict UPB, however, the interaction of these identities did. More specifically, organizational identification significantly positively predicted UPB only when occupational identification was extremely low in strength. This effect was found after controlling for relevant personality and cognitive mechanisms related to unethical behavior. Implications for a multidimensional identification view of unethical behavior are discussed.

The cargo shipping industry constitutes a gendered (male) occupation par excellence with a traditionally strong masculine occupational culture. Another prominent feature of this global industry is its ethnically segmented labour market. The ‘racial’ divide of the workforce intersects with gender and other axes of difference. Drawing on the author’s own ethnographic data as well as on a comprehensive review of existing research on the field, the chapter gives an overview of the issues faced by women working in the sector as well as their ways of coping with those issues. Gendered workplace interactions at sea often refer to a misogynistic discourse deeply rooted in the traditionally masculine culture of the industry, attempting to symbolically exclude women from the occupational group. Drawing on Kate Manne’s theory of the ‘logic of misogyny’, the author interprets those interactional practices as attempts by men to defend the gendered identity of the occupational group against the intrusion of women.

Performance management can play an important role in the implementation of strategic change, by aligning employees’ mindsets and behavior with organizational goals. However, the ways in which employees react to change efforts aided by performance management practices are far from straight-forward. In this chapter, we develop a conceptual framework for understanding employees’ reactions to strategic change as a consequence of their occupational identities and their performance management outcome. We further apply the framework to an empirical study of a strategic change initiative in a school organization that was supported by a new performance management practice. We show how variations in perceived identity threat translate into four distinct patterns of emotional and behavioral reactions, where only one represents whole-hearted change acceptance. The study contributes to our understanding of individual- and group-level heterogeneity in reactions to strategic change, and also to a more nuanced conception of identity threat.

Abstract

In this paper we build upon previous research that examines how workers in devalued occupations transform structural conditions that threaten their dignity into resources with which to protect themselves. Through in-depth interviews and fieldwork with early childhood educators (ECE), we examine the work experiences of teachers in four distinct work contexts: daycare centers and within elementary schools, each in either the public or private sector. We find that these different school organizational contexts shape what kinds of identity challenges early childhood teachers experience. Different organizational contexts not only subject teachers to different threats to their work-related identity but also have different potential identity resources embedded within them that teachers can use on their own behalf. Thus, while all the early childhood educators in our sample struggle with being employed within a devalued occupation, the identity strategies they have developed to protect their self-worth vary across employment contexts. We show that the strategies these interactive service workers use to solve identity-related problems of dignity at work involve the creative conversion of constraints they face at work into resources that help them achieve valued work identities.

Abstract

Over 3 million intermittently employed and socially disadvantaged workers receive low wages and limited benefits in diverse long-term care settings and employment arrangements as they try to become a positively valued unified occupation: “direct care workers.” Before this occurs, these workers must overcome negative definitions imposed by three powerful institutions: professional guilds, employers, and states. Care workers’ legitimacy is challenged as nursing labels them “unlicensed, assistive personnel,” defining them in terms of their task relationship to nurses rather than their social relationship to clients. Care workers’ identity is obscured as corporate rationalization nullifies their unique contributions with task unbundling, part-time work, short staffing, and turnover undermining bonding with colleagues and clients. State regulation impedes care workers’ integration, segmenting similar workers under different regulatory regimes, defining workers negatively rather than by their educational attainments and competencies. Overcoming this triple negation will require not just cultural change, but also real structural changes, and can occur only through concerted actions involving coalitions. Labor market intermediaries, public authorities, labor unions, workforce investment boards, philanthropic organizations, and government interagency groups are among those supporting direct care workers’ advancement by strategically coordinating licensing, purchasing, and developing the workforce. Recent federal policy changes and health reform legislation have enhanced recognition of this occupation and are providing new resources for its development.

Faced with institutional demands, organizations often create departments whose work is divorced from technical imperatives. This paper examines workers in one such department: Human Resources. Analysis of HR’s recent history and evidence from an ethnographic study of HR work highlight the institutional origins of conflict between HR’s established “compliance police” role and the “business partner” expectations of line managers. The paper outlines a theory of how organizational responses to institutional complexity contribute to persistent tension in HR and other heteronomous occupations.
