Abstract

Purpose

This paper aims to present demographic characteristics and postgraduate employment trends of business doctoral graduates, especially the proportion that are underrepresented minorities (URMs) over time.

Design/methodology/approach

The authors analyze the near census of individuals receiving doctoral degrees in a wide range of business disciplines from US-accredited universities from 1973 to 2018 (n = 50,091) contained with the National Science Foundation Survey of Earned Doctorates. The authors analyze how the proportion of URM graduates, by discipline, has changed over time both in terms of receiving a doctoral degree and entering an academic position.

Findings

The proportion of URM graduates fluctuated between approximately 5% and 15% annually, steadily increasing across decades. Overall, 64.4% of all graduates entered an academic position, with notably higher rates among whites (72.1%) compared to Blacks (51.8%), Hispanics (60.4%) and other URMs (56.4%) (p < 0.001). In adjusted models, the proportion of URMs that entered academic positions significantly increased overtime, beginning in the 1990s and peaked in the 2000s. Although the few institutions that graduated the highest number of URMs do not currently have an Association to Advance Collegiate Schools of Business-accredited business school, the authors identify several exemplar institutions where URM graduates entered academic jobs at the highest rates.

Originality/value

The authors provide demographic trends that shed light on ways to influence an increase in URM doctoral graduates from business disciplines into academic careers. This discussion is of interest to university administrators and other stakeholders interested in diversity issues in higher education.

Abstract

Underrepresented in medicine individuals have historically been discouraged to consider surgical subspecialties and instead encouraged toward primary care fields thus representing less than 2% of the workforce in these areas. In the last 15 years, the Rabb-Venable Excellence in Research program has worked with medical students, residents, and fellows in preparing them to become ophthalmologists, medical researchers, academicians, or private practice. While the Rabb-Venable program centers on expanding the number of ophthalmologists, pipeline programs exist to enhance the representation of URM individuals in other medical specialties to decrease health disparities.

This chapter discusses the Rabb-Venable program, funded by the National Institutes of Health and the sponsorship of the National Medical Association (NMA), has combined a research competition at the annual meeting of the NMA. The Rabb-Venable program is geared toward increasing the number of (URM) in the field of ophthalmology and increasing the number of URM participants in academic medicine. The program has a twofold mission of supporting the development of the clinical specialty of ophthalmology and creating physician researchers through leadership, academic excellence, professionalism, service, and mentorship. Exploration of the different types of eye diseases that disproportionally affect minority groups are identified. In addition the medical students who have been part of the program and are eligible to apply have had an 84% rate of matching in ophthalmology.

Abstract

Purpose

This study examines the impact of participation in a STEM Enrichment Summer Bridge Program, funded by the NSF Houston-Louis Stokes Alliance for Minority Participation, on undergraduate student success outcomes, particularly for under-represented students.

Design/methodology/approach

The study uses propensity score matching and logistic regression analysis to examine the effects of participation in the STEM enrichment program on graduation and retention in STEM after matching on baseline socio-demographic and pre-college characteristics.

Findings

The analysis found that program participation had a significant effect on increasing both the graduation rates and retention of under-represented minority students in STEM fields. In addition, results indicated that program participation had a particularly strong impact for Pell-eligible students in terms of course grades.

Research limitations/implications

Data obtained for this study were limited to a single Hispanic-serving/Asian-serving institution, and therefore are not necessarily representative of the graduation and retention trends of the larger population of underrepresented minority (URM) students across the nation.

Originality/value

This study uniquely adds to the existing body of literature surrounding the retention of URM students in STEM fields by accounting for baseline variables, such as pre-college academic achievement and socio-demographic characteristics, that could lead to bias in estimating results. Specifically, this study addresses limitations of previous studies by comparing participants and non-participants of the STEM enrichment program who are matched on a selection of baseline characteristics.

Abstract

There is a paucity of STEM professionals in the United States and an enduring disparity between the number of underrepresented minorities (URMs) and Caucasians entering and persisting in STEM. Many of the national initiatives to address the lack of STEM professionals in the United States are focused on increasing diversity among students in higher education. Although the number of URMs entering STEM degrees is increasing, those entering STEM professions remains low. Successful mentorships can encourage both study and persistence in STEM. The current chapter describes some of the theoretical underpinnings, based on the science of Psychology, which undergird successful mentoring models, and includes a discussion of mentee benefits and barriers to becoming a mentor as well as factors associated with motivation to mentor. Theories of mentoring are presented as context for the latter half of the chapter. A guide is outlined for a successful mentoring model students at HBCUs to persist in STEM. Components of the model that are detailed include essential goals, process elements, and content elements. Current literature addresses mentoring URM students in STEM, but does not specifically address working with STEM students at Historically Black Colleges and Universities. This chapter provides a theory-based model for mentoring STEM students in the unique environment of HBCUs. This chapter also highlights Psychology, an oft-overlooked STEM discipline, which has a substantial role to play in framing successful mentoring programs through its evidence-based science and theory.

Abstract

Purpose

The purpose of this paper is to explore a new mentoring and advocacy-networking paradigm sponsored by the National Science Foundation (15-7680) Office for Broadening Participation in Engineering in the USA. The Increasing Minority Presence within Academia through Continuous Training (IMPACT) program pairs underrepresented minority (URM) faculty with emeriti faculty in engineering for career mentorship.

Design/methodology/approach

Researchers utilized a phenomenological qualitative research design to explore the influence of the three domains of the mentoring and advocacy-networking paradigm (career development, sponsorship, and coaching) through participant interviews of URM and emeriti faculty. Interviews, grounded by Social Cognitive Career Theory (SCCT), offered an in-depth understanding of the nature, meaning, and ways in which the IMPACT participants perceived the value of the mentoring experience.

Findings

Phenomenological findings suggest mentees viewed IMPACT participation as a means for career progression, and mentors saw it as an opportunity to “give back” to the engineering field. Neither believed cultural or generational gaps would hamper their mentoring relationships, as their shared academic interests would facilitate a bridge for any gaps.

Research limitations/implications

This paper identifies new questions related to the expectations and interests of both mentors and mentees who are engaged in a mentoring relationship. A longitudinal approach would offer deeper insight into mentoring as the relationship persists over time.

Originality/value

Evidence at this stage indicates that the IMPACT program has the potential to contribute to the career progression of URM faculty through the inclusion of an often overlooked resource of emeriti faculty.

Louisiana State University (LSU)’s Office of Strategic Initiatives (OSI) is an award-winning office devoted to developing effective, educational approaches that incorporate guidance and exploration, increase students’ academic standing, and support measures to improve the institution’s diversity, predominantly in science, technology, engineering, and mathematics (STEM) departments. Through the incorporation of three main factors, Mentoring, Education, and Research, OSI has developed a holistic development model that offers students strategies to overcome those factors that affect their persistence in STEM. OSI houses several programs with a diverse population of students ranging from the high school to doctoral levels. Although varied in student population, these programs unite under the holistic development model to provide support and opportunities to students at each critical educational juncture. OSI’s holistic approach has successfully supported over 135 high school, 560 undergraduate, and 100 graduate students. Of the 560 undergraduate students served, 51% were underrepresented minorities and 55% were women. The undergraduate initiatives have garnered 445 bachelor’s degrees, with 395 degrees from STEM disciplines, and an impressive overall graduation rate ranging from 64% to 84%. Through all of the remarkable work performed in OSI, the greatest accomplishment has been the capacity to offer students from mixed backgrounds tools and strategies to thrive at any point in their academic career.

Abstract

Purpose

The purpose of this paper is to examine the role faculty learning communities (FLCs), a common ADVANCE intervention, play in retention and advancement; and the ways in which FLC spaces foster professional interactions that are transformative and support the careers of women, underrepresented minority (URM) and non-tenure-track (NTT) faculty in research universities.

Design/methodology/approach

The authors employed a mixed methods case study approach set at a large, research-intensive institution, which had received an NSF ADVANCE grant to focus on issues of gender equity in the retention and advancement of STEM faculty. Land Grant University implemented retention and advancement efforts campus-wide rather than only in STEM areas, including five FLCs for women, URM faculty and NTT faculty. The primary sources of data were retention and promotion data of all faculty at the institution (including the FLC participants) and participant observations of the five FLCs for five years.

Findings

The analysis of retention and advancement data showed that participation in FLCs positively impacted retention and promotion of participants. The analysis of participant observations allowed the authors to gain insights into what was happening in FLCs that differed from faculty’s experiences in home departments. The authors found that FLCs created third spaces that allowed individuals to face and transgress the most damaging aspects of organizational culture and dwell, at least for some time, in a space of different possibilities.

Research limitations/implications

The authors suggest additional studies be conducted on FLCs and their success in improving retention and advancement among women, URM and NTT faculty. While the authors believe there is a clear professional growth and satisfaction benefit to FLCs regardless of their effect on retention and advancement, NSF and NIH programs focused on increasing the diversity of faculty need to know they are getting the return they seek on their investment and this line of research can provide such evidence as well as enhance the rigor of such programs by improving program elements.

Practical implications

FLCs offer higher education institutions a unique opportunity to critically reflect and understand organizational conditions that are not inclusive for groups of faculty. Professional interactions among colleagues are a critical place where academic and cultural capital is built and exchanged. The authors know from the authors’ own research here, and from much previous social science research that women, URM and NTT faculty often experience exclusionary and isolating professional interactions. FLCs should be created and maintained alongside other more structural and cultural interventions to improve equity for all faculty.

Originality/value

The study’s contribution to the literature is unique, as only a few studies have tracked the subsequent success of participants in mentoring or networking programs. Furthermore, the study reveals benefits of FLCs across different career stages, identity groups and position types (women, URM and NTT) and suggests the investment that many NSF-funded ADVANCE programs have made in funding FLCs has the potential to produce a positive return (e.g. more women and URM faculty retained).

Abstract

Purpose

The purpose of this paper is to describe current challenges faced by women and underrepresented minority faculty members, the benefits of mentoring programs, conceptual frameworks that highlight a wellness model and mentoring relationships and the findings from a mixed methods evaluation of a formal mentoring program (EMPOWER) that highlights the indirect benefits of such a program and the impact on faculty well-being.

Design/methodology/approach

This study was based on grounded theory, in which analysis was ongoing as data were collected and a variety of methods were used to building understanding. Measures included a survey and semi-structured interviews and focus groups. The thematic analysis of qualitative data was conducted utilizing the constant comparative method. Descriptive statistics were calculated for quantitative data.

Findings

Findings focus on the indirect benefits of EMPOWER including creation of a safe space, continued relationships between mentees and mentors, networking benefits, acculturation to the campus and a better understanding of organizational politics and how these can positively impact faculty well-being.

Originality/value

The benefits of this formal mentoring program, and the impact on faculty well-being, are important to acknowledge, understand and share with the broader research community and other institutions of higher education.

Abstract

Despite significant investments in efforts to broaden participation, the number of women in science, technology, engineering, and mathematics (STEM) fields who leave the academy is disheartening. Some reports suggest half of women STEM faculty will leave tenure track positions within 10 years after hire (Kaminski & Geisler, 2012). For women of color, the data are equally bleak (Ginther & Kahn, 2012) and affirm the need for continuously evolving practices and policies to retain underrepresented faculty in STEM and ensure career satisfaction and success. Unfortunately, current programs for career development and mentoring largely promote rigid conformity to traditional performance expectations, which enable the persistence of narrow departmental norms regarding markers of success. By drawing on person–environment (PE) fit theory, and combining data from our own institution with evidence-based practices from others, the authors have created a faculty development program designed to upend this practice. The objective of this program is to help faculty advance their careers in the academy while staying true to what they value, while simultaneously helping departments reflect on how they can create more inclusive and supportive environments for all faculty. The authors describe the program in detail and provide initial assessments of impact on faculty participants as well as departmental and institutional practice.

Abstract

Strengthening the nation’s technological workforce, competing and expanding its relevance in the global economy, and maintaining personal as well as homeland security will be highly dependent on the quantity, quality, and diversity of the next generations of scientists, engineers, technologists, and mathematicians. Production of a diverse generation of human resources with relevant, competitive skills is critical. However, so too is the need to raise an enlightened citizenry with cross-cultural experience and cultural awareness competency, with a broad worldview and global perspectives. These requirements are critical to understanding the challenges and opportunities of scholarly activity in a pluralistic global environment and positioning ourselves to capitalize upon them. Scholars with cross-cultural experience and competency are empowered to adapt and work collaboratively, nationally and globally, with scholars of different races, geopolitical, socioeconomic, and cultural backgrounds. Development of effective strategies to transform science, technology, engineering, and mathematics (STEM) departments for inclusion and to broaden the participation in STEM across cultures, socioeconomic standing, race, and gender in higher education has been a dominant topic of pedagogical interest of national priority in the last several decades. However, success in these endeavors is achievable only through systemic change and a cultural shift to address the underlying root causes of socioeconomic disparity, gender, and racial disparities and a paucity of cultural awareness among all educational stakeholders. STEM departments can only be truly transformed for inclusion through the development of sensitive, creative, and student-engaging curricula and targeted recruitment and retention of underrepresented minorities in STEM. Formation of well-coordinated alliances spanning educational sectors, governmental and non-governmental organizations, and community engagement and outreach are also critical to promoting inclusive and broad participation in STEM education.

The first section of the chapter gives an introduction to various challenges, obstacles, and hindrances that prevent a successful transformation of K–12 science education as well as STEM departments in higher education for inclusion. The second section discusses historical perspectives of the University of Arkansas-Fort Smith (UAFS) – the institutional profile, missions, and visions of UAFS as a regional university. Policies and strategies for addressing the socioeconomic disparity, faculty gender, and racial disparities and cultural competency awareness at UAFS are also highlighted in this section. Other approaches including targeted efforts to recruit and retain underrepresented minority students, provision of financial assistance for students from low-income families, and a creative “Math-up” curriculum innovation to promote inclusive and broad participation in STEM at UAFS are highlighted in the latter section of the chapter. Formation of alliances between UAFS, local K–12 school districts, and governmental and non-governmental agencies to promote broad participation in STEM at UAFS are discussed. The last section of the chapter provides recommendations for adaptation and sustainability of strategies and efforts aimed at transforming national STEM departments for inclusion.
