Abstract

This chapter discusses and interprets examples of safe spaces through the lenses provided in Chapters 2 and 3. Specifically, we discuss a few diverse examples of safe spaces for learning and development taken from children's literature, an art exhibit, a feature-length movie, and a professional development experience, detailing how each can be seen in terms of to what extent it offers a separate safe space, works with aspects of sameness/difference and intersectionality, and/or creates a space for democratic iterations that address one or more of the levels of inequity.

Abstract

Purpose

This paper seeks to analyse trade unions’ approaches to equal opportunities in Scotland, focusing on issues of: recruitment of membership from different groups; promoting diversity in post‐holding; and the role of “key equalities issues” in collective bargaining.

Design/methodology/approach

The paper draws on in‐depth interviews with equalities officers of 26 unions in Scotland. The analysis takes as its starting point the three models of equality policies identified by Rees: the “sameness”, “difference” and “transformation” models.

Findings

The paper argues that, although some equalities officers demonstrated a thorough understanding of the issues, union approaches to equalities in practice reflect the “sameness”, and to some extent “difference”, models: attacking direct discrimination and insisting that members should be treated the same, establishing some limited mechanisms to reflect on the different needs of groups, but being less able to tackle the underlying structural causes of inequality. It is suggested that unions need to develop a more sophisticated analysis of equal opportunities which fully reflects the differences between the experiences of groups of workers and which challenges the fundamental, structural inequalities within (and therefore seeks to transform) organisations and labour markets. A key element of this agenda must be the mainstreaming of equal opportunities within collective bargaining.

Research limitations/implications

Further research is required on how unions are beginning to deal with the issues raised in the paper. The paper is also limited to the views of individual equalities officers – further research on local practice is required.

Practical implications

The findings will be of interest to organisations engaged in equalities work and unions seeking to develop policy and practice in this area.

Originality/value

The paper will add to the literature on unions’ approaches to equalities. It applies the Rees model to extensive new data, and is the first major piece of research to address these issues within the Scottish policy context.

Abstract

This chapter contributes to the discourse of difference by problematizing the sameness/difference trope through the lens of the exceptional. It explores the nature of being exceptional with an expectation that its nature is contingent and variable. At the heart of understanding what constitutes exceptional is its implicit comparison with the average. While exceptional is defined to include both individuals who achieve in extraordinary ways and individuals with a physical or mental impairment, the two definitions are consonant in that both describe individuals who deviate from expected norms. Relying on the insights from pragmatism, this chapter considers community habits exceptional individuals must confront in forming their choices. In this way, it further adheres to the lessons from pragmatism for norm change. The strategies individuals use to alter the effects of being perceived as exceptional contribute to the overall discourse in equality and equal protection and potentially constitute the individual action that formulates change. It examines some approaches to the Americans with Disabilities Act (ADA) derived from civil rights and from economic perspectives and the relevant matrix of choices available to the exceptional to understand the potential for productive change. With this foreground, it examines the choice of exceptional individuals to cover or convey matters of their identity. This chapter pays particular attention to these choices in seeking accommodations under the ADA. Ultimately, this study strives to participate in the conversation seeking to maximize human potential.

Abstract

Purpose – In this chapter, we explore how normalization of exclusionary practices and of privilege for seemingly same professionals and disadvantage for seemingly different professionals in academic healthcare organizations can be challenged via meaningful culturalization in the interference zone between system and life world, subsequently developing space for belonging and difference.

Methodology – This nested case study focusses on professionals’ narratives from one specific setting (team) within the broader research and research field of the Dutch academic hospital (Abma & Stake, 2014). We followed a responsive design, conducting interviews with cultural minority and majority professionals and recording participant observations.

Findings – In the Netherlands, the instrumental, system-inspired business model of diversity is reflected in two discourses in academic hospitals: first, an ideology of equality as sameness, and second, professionalism as neutral, rational, impersonal and decontextual. Due to these discourses, cultural minority professionals can be identified as ‘different’ and evaluated as less professional than cultural majority, or seemingly ‘same’, professionals. Furthermore, life world values of trust and connectedness, and professionals’ emotions and social contexts are devalued, and professionals’ desire to belong comes under pressure.

Value – Diversity management from a system-based logic can never be successful. Instead, system norms of productivity and efficiency need to be reconnected to life world values of connectivity, personal recognition, embodied knowledge and taking time to reflect. Working towards alternative safe spaces that generate transformative meaningful culturalization and may enable structural inclusion of minority professionals further entails critical reflexivity on power dynamics and sameness–difference hierarchy in the academic hospital.

Abstract

This chapter provides foundations of differentiating the sophisticated and various theoretical approaches towards safe spaces demonstrated in this book. For the purpose of framing the examples provided in this collection, we offer three broad ways of thinking about safe spaces: safe learning spaces as separate, counterhegemonic, or third spaces; safe learning spaces of difference, sameness, and intersecting identities; and deliberative and democratic learning spaces. It needs to be noted, however, that these are not mutually exclusive but different aspects to consider and that they each operate within and across, and are therefore influenced by, the five levels of inequity discussed in Chapter 2. That said, not all levels of inequity are necessarily addressed by any given space, regardless of the frame used to interpret it. This discussion respects the multiple paradoxes in education, especially the one of pluralism and sameness, offering approaches to modes and learning settings of inclusion and exclusion and how they create different, yet “safe,” spaces.

Abstract

Purpose

The purpose of this paper is to focus on top women managers who act as change agents in the machista culture of Mexico. Specifically, the authors centre the attention not only on the strategies performed by these change agents to reduce inequality, but also on understanding the way in which they discursively reproduce or challenge essentialist notions of gender with respect to the cultural and organizational context.

Design/methodology/approach

Semi-structured interviews were conducted with 12 top women managers in Mexico who are actively involved as change agents. A feminist poststructuralist methodological framework using critical discourse analysis was used to uncover competing notions of gender and related strategies developed to promote gender equality.

Findings

The analysis reveals that the 12 change agents perform strategies for inclusion, and only half of them engage in strategies for re-evaluation. The authors were unable to recognize whether these change agents are engaged in strategies of transformation. These change agents also reproduce and challenge “essentialist” notions of gender. In some instances – based on their own career experiences and gendered identities – they (un)consciously have adopted essentialism to fit into the cultural context of machista society. They also challenge the gender binary to eradicate essentialist notions of gender that created gender inequalities in the first place.

Research limitations/implications

The experience of these 12 top women managers may not represent the voice of other women and their careers. Ultimately, intersections with class, organizational level, nationality, race, ethnicity, and sexual orientation must be taken into account so to represent other women’s particular interests with respect to equality.

Practical implications

For those researchers-consultants who may be involved in an intervention strategy, it is important to focus on helping the change agents in reviewing and reflecting on their own “vision of gender equity”. During the strategic activities of mentoring and training, these change agents could potentially “leak” a particular “vision of gender” to other women and men. Thus, part of the intervention strategy should target the change agent’s self-reflection to influence her capacity to act as change agents.

Originality/value

The authors contribute to the literature on change agents and interventions for gender equality. Intervention strategies usually centre on essentialist notions of gender. The study offers potential explanations for this approach by paying attention to the process of how change agents, in their efforts to promote gender equality, may be unconsciously projecting their own identities onto others and/or consciously engaging in strategic essentialism to fit into the machista context of Mexico.

Abstract

Purpose

The purpose of this paper is to discuss researcher subjectivity in social entrepreneurship ethnographies. Previous research has highlighted a need for alternatives to the heroic representations of social entrepreneurship. Ethnographic methods have been mentioned as a relevant direction to create such emerging understandings.

Design/methodology/approach

This paper shows what followed from a decision of a researcher to do an ethnography of a co-working cooperative established for social innovation. Based on the notion of “working the hyphens” in previous research, further developed by other scholars as “working within hyphen-spaces”, the position of the researcher shifted during the research process between a distant outsider and an engaged insider. In addition, a new hyphen-space of hopefulness – hopelessness emerged based on fieldwork.

Findings

The shifting positions are manifested in the entanglement of stories of the researcher and the people met during the fieldwork in the hyphen-spaces of insiderness – outsiderness, engagement – distance and hopefulness – hopelessness. The stories reveal how for some the co-working space was a place for hope while for others it caused distress and even burnout.

Practical/implications

The ethnographic understanding of social enterprises go beyond heroic representations, which affects how the phenomenon is represented in academic and public discussions.

Social/implications

This study concludes that despite its failure in the form of a bankruptcy, the co-working cooperative succeeded in enabling “social innovation” in the form of hope and personal development – also for the researcher.

Originality/value

This study contributes to the social entrepreneurship literature in showing how ethnographic fieldwork and acknowledging researcher subjectivity bring up alternative representations of social entrepreneurship. The entangled stories of participants and researchers can be a powerful way to reveal situated understandings.
