Abstract

Pew and Mavor (1998) called for an integrative representation of human behavior for use in models of individual combatants and organizations. Models with integrated representation of behavior have only been achieved at rudimentary levels according to those performing the studies (e.g. Pew & Mavor, 1998; Tulving, 2002) and those building the models (e.g. Warwick et al., 2002). This chapter will address aspects of cognitive performance that are important to incorporate into models of combat based on acceptance of theory, strength of empirical data, or for other reasons such as to bridge gaps where incomplete knowledge exists about cognitive behavior and performance. As a starting point, this chapter will assess which of Pew and Mavor’s recommendations are still appropriate as determined by a review of selected literature on cognition and its representation. We will also provide some review and extensions of key literature on cognition and modeling and suggest a way ahead to close the remaining gaps. Different aspects of cognition are described with recent findings, and most are followed by an example of how they have been represented in computer models or a discussion of challenges to their representation in modeling.

Abstract

Incivility is widespread in the workplace and has been shown to have significant affective and behavioral consequences. However, the authors still have a limited understanding as to whether, how and when discrete incivility events impact team performance. Adopting a resource depletion perspective and focusing on the cognitive implications of such events, the authors introduce a multi-level model linking the adverse effects of such events on team members’ working memory – the “workbench” of the cognitive system where most planning, analyses, and management of goals occur – to team effectiveness. The model which the authors develop proposes that that uncivil interpersonal behavior in general, and rudeness – a central manifestation of incivility – in particular, may place a significant drain on individuals’ working memory capacity, affecting team effectiveness via its effects on individual performance and coordination-related team emergent states and action-phase processes. In the context of this model, the authors offer an overarching framework for making sense of disparate findings regarding how, why and when incivility affects performance outcomes at multiple levels. More specifically, the authors use this framework to: (a) suggest how individual-level cognitive impairment and weakened coordinative team processes may mediate these incivility-based effects, and (b) explain how event, context, and individual difference factors moderators may attenuate or exacerbate these cognition-mediated effects.

Abstract

Purpose

This paper aims to assert that teams are a technology used to achieve task goals or social objectives that cannot be accomplished by individuals alone. Much current work in organizations is knowledge based, so it is important to know when to apply teams as a technology and how teams can be effectively utilized for cognitive task performance. This paper describes a number of strengths, weaknesses and trade-offs that accompany teams performing cognitive tasks.

Design/methodology/approach

Research comparing team performance to that of similarly treated individuals indicates that teams on average exceed the performance of individuals on cognitive tasks; however, teams rarely match the performance of their best member.

Findings

Based on analysis of this research, a set of strengths of teams are highlighted: information pooling, error correction, meta-knowledge, reliability and information sharing. Two weaknesses of team performance on cognitive tasks are also identified: slow to action and coordination losses. As a function of teams having these strengths and weaknesses, trade-offs in their task performance emerge: speed versus accuracy, convergence versus divergence, participation versus deindividuation, losses versus gains in motivation, social facilitation versus inhibition, accumulation versus coordination, focused versus distributed attention and accentuation versus attenuation of biases.

Originality/value

These trade-offs demonstrate that teams operate in specific ways that sometimes benefit cognitive processing but will be hindered under other conditions. An understanding of those conditions is important when attempting to effectively use teams. So, “technical” knowledge rather than intuition is required to manage these processes appropriately and effectively.

Abstract

Organizations regularly use budgets as benchmarks for performance, and budgets represent a key control feature for almost every organization (Brown and Solomon (1993)). Research has demonstrated that outcome effects are pervasive in performance evaluation processes, and that performance evaluators do not interpret situational information consistently. An experiment is conducted to examine the effects of situational information on managers’ performance and ability attributions under conditions of favorable and unfavorable financial outcomes. The findings indicate that when financial outcomes are unfavorable, outcome effects dominate the performance evaluation process, and situational information has little effect on performance evaluations. The results of cognitive load manipulations indicate that situational information is not ignored, but rather discounted when financial outcomes are favorable.

Abstract

Purpose

This paper aims to identify the mechanisms through which cognitive diversity affects creativity. It explores how and in what ways cognitive diversity affects team members by examining the mediating roles of team learning and inclusion.

Design/methodology/approach

Questionnaire survey data were collected from matched supervisor and employee pairs from a direct sales company in the health-care industry in China. The final sample consisted of 216 employees from 48 teams, with a response rate of 90 per cent. Each employee’s immediate supervisor rated his or her creativity and in-role performance.

Findings

The empirical results indicate that team learning and inclusion mediate the effect of cognitive diversity on creativity.

Research limitations/implications

This study was conducted in a single organisation in China and used subjective self-reported measures.

Practical implications

The results suggest that diversity training reduces the negative consequences of team diversity and offer practical insights into the effectiveness of diversity management and the ways to create a diverse and inclusive workplace. The study should help human resource professionals to identify human resources strategies that stimulate an inclusive environment and leverage the benefits associated with higher levels of diversity.

Social implications

The findings have significant implications for developing and maintaining social harmony.

Originality/value

The uniqueness of this study is its simultaneous investigation of diversity and inclusion and how they lead to creativity.

Abstract

Purpose

The purpose of this study is to investigate the relationships between three conflict types, cognitive task conflict, emotional relationship conflict and emotional task conflict, and team effectiveness (team performance and team job satisfaction).

Design/methodology/approach

The authors conducted a group-level ordinary least square regression analysis of 61 working teams to investigate the study variables, and possible interaction effects among them. In an auxiliary analysis (36 teams), they analyzed the role of mood dimensions (hedonic valence and general conflict activation) as mediators to the relationship between cognitive task conflict and team effectiveness.

Findings

Cognitive task conflict was negatively related to team performance, emotional relationship conflict was negatively related to team job satisfaction and emotional task conflict was positively related to team performance, all controlled for the effect of each other. The relationship between cognitive task conflict and team job satisfaction was negatively moderated by team size. Mood valence mediated the relationship between cognitive task conflict and team performance, and between cognitive task conflict and team job satisfaction.

Research limitations/implications

Several possible research lines emanate from the current field study. First of all, the authors suggest that emotional task conflict may be of particular interest, as this is hypothesized and found to be incrementally positively related to team performance. Second, their auxiliary study of the mediating effect of mood valence on the relationship between cognitive task conflict and performance may spur curiosity concerning the role of mood as a mediator of the relationship between task or cognitive conflicts and team effectiveness.

Practical implications

The practitioner should be advised to try to facilitate the distribution of intragroup conflict in their teams in the direction of an increased level of emotional task conflict (positive for performance) at the expense of cognitive task conflict (negative for performance) and emotional relationship conflict (negative for satisfaction). The practitioner should allow intragroup conflicts to be highly activated (intense), as long as the interactions are strictly directed to the task in hand, and not being personal. In addition, a positive mood in teams may significantly strengthen the team's resilience against adverse consequences of conflicts.

Originality/value

The three conflict types in this three-dimensional intragroup conflict model (3IC) have never been tested before, and the findings open for a conflict type – emotional task conflict – that may generally be conducive for the teams’ performance, evaluated by the teams’ supervisors. This is a conflict type where people simultaneously are emotional and yet task oriented. To the authors’ knowledge, this is a novelty, and they hope that it may encourage further research on this conflict type.

Abstract

Purpose

Focussing on the relationship between personality traits and small and medium enterprise (SME) performance in Tanzania’s furniture sector, the purpose of this paper is to examine the effect of cognitive characteristics as a mediating variable.

Design/methodology/approach

A total of 300 SMEs in furniture sectors from four different regions in Tanzania were involved in this study. Structural equation modelling approach was used to test simultaneously the direct and the indirect effects of the characteristics of the entrepreneurs on the SMEs performance.

Findings

The findings show that personality traits have a significant influence on SMEs performance through cognitive characteristics.

Research limitations/implications

The study’s data were collected from businesses in only one industry (furniture) in Tanzania. Future research may extend the approach to other business sectors.

Practical implications

Since entrepreneurial characteristics are considered an important driver of a country’s economic development and performance, it is hoped that governments and sector associations implement suitable policies and incentives to develop an entrepreneurial culture among citizens.

Originality/value

Current knowledge about entrepreneurial characteristics and their relationship with SME performance in developing countries, especially Tanzania, is very limited. The present study suggests that cognitive characteristics are necessary mediators of the link between personality traits and SME performance.

Purpose

Despite evidence showing that cognitive biases – the systematic errors made by humans during cognitive processing, are prevalent among decision-makers, there is a lack of theoretical models providing insight into how these limitations of human mind might affect decisions made during performance management. This study aims to fill this gap and contribute to performance management scholarship by proposing a conceptual framework broadening our understanding of the role of cognitive biases in performance improvements practices and by highlighting remedies for cognitive biases.

Design/methodology/approach

Using benchmarking as an example, the authors integrate the knowledge from performance management and cognitive psychology literature. Examples of cognitive biases possible during benchmarking are used to illustrate how the limitations of human mind might have a critical role in performance management.

Findings

The cognitive biases might diminish the positive effect of performance improvement practice on organizational performance. As there is a prevalence of cognitive biases coupled with the inability of individuals to recognize and face them, the remedy for cognitive biases should be sought not at an individual but rather on an organizational level, in creating organizational cognitive biases policy (CBP).

Originality/value

The presented model provides new insights into the role of cognitive biases in performance management and allows seeing CBP as a safeguard against the effects of cognitive biases on performance. By referring to cognitive biases and CBP, our model also helps to understand why the same performance improvement practices might incite different opinions among decision-makers.

Abstract

Purpose

The purpose of this paper is to investigate the effects of the process of strategic planning on cohesiveness and performance in cognitively diverse units.

Design/methodology/approach

This study uses structural equation modeling (SEM) to analyze an original dataset collected from employees working in healthcare organizations in the United Sates.

Findings

This study finds the negative effects of cognitive differences among employees on a unit's cohesiveness and performance and the positive moderating effects of the process of strategic planning on such relationships. Consequently, revealing the cohesiveness enhancing function of the process of strategic planning.

Originality/value

The study contributes to past research by revealing that business organizations could use the process of strategic planning to enhance their internal cohesiveness, in turn improving their business performance. This study explains that when the process of planning clearly defines an organization's mission, goals and implementation plans, employees working in highly diverse units will be more likely to better understand, accept and in turn also support their organization as a whole and its critical strategic goals. This should increase internal cohesiveness and lead leading to better performance.
