Abstract

Purpose

The purpose of this paper is to gain more insight into the well‐being, health and performance of young intermediate educated employees. First, employees with low education (9 years or less), intermediate education (10‐14 years of education), and high education (15 years or more) are compared on a number of factors related to well‐being, health, and performance at work. Second, determinants of well‐being, health and performance are examined for the intermediate educated group, based on the Job Demands‐Resources model.

Design/methodology/approach

Data from The Netherlands Working Conditions Survey 2007 are used: the largest working conditions survey in The Netherlands. ANOVAs with post hoc Bonferroni corrections and linear regression analyses are used for the analyses.

Findings

Young intermediate educated employees differ from high educated employees with regard to job demands, job resources and health. They report less demands, but these demands still have an effect on well‐being and performance. They also report less resources, while these resources are important predictors of their health and performance: both directly and indirectly via job satisfaction and emotional exhaustion.

Limitations/implications

Cross‐sectional data are used and the theoretical model is tested using regression analyses. In a follow‐up study, longitudinal data and structural equation modelling will be used.

Originality/value

The study adds to the limited knowledge on young employees with intermediate education and gives insight into the processes that are important for their well‐being, health, and performance. The study shows that this group deserves the attention of both researchers and professionals.

Abstract

Purpose

Research on agile software development (ASD) has so far primarily focused on processes and tools. Recently, researchers have started to investigate the social dimensions of ASD. The authors contribute to this and examine the largely invisible psychological factor of age stereotypes as one important social dimension of ASD. Driven by demographic change, employees of different age groups will need to work closely together in ASD in the future. However, age stereotypes can hinder many aspects of communication, cooperation and coordination in these self-managed teams. The purpose of this paper is to identify and differentiate age stereotypes in ASD.

Design/methodology/approach

A quantitative survey at the individual level was conducted with 464 employees in two software development companies. The authors developed an age stereotype model for ASD and developed two scales to measure performance expectations (PEs) in ASD.

Findings

Employees in ASD show a bias in general PEs, favoring middle-aged employees over both younger and older employees. The perceived PE of a developer decreases over working life. Furthermore, the data show a complex interplay of age and job role in both the research participants and the group evaluated. Younger developers hold the strongest negative age stereotypes and older developers suffer most from stereotypes.

Practical implications

Management should enact formal or informal measures against stereotypes when an older or younger employee joins a team of members of other age groups, or when a new team is formed. In addition, the authors propose human resources to create permeable career paths.

Originality/value

The study extends the stereotype content model by adding additional age groups and including job role as a moderating variable. It identifies obstacles in daily employee interactions in agile development, and proposes ways of incorporating invisible psychological aspects in ASD-specific theories.

Abstract

Purpose

This paper seeks to examine the perception of young employees on working relationships satisfaction with communicative teamwork, mutual learning, participative decision making, and communicating feedback of the older employees in higher learning institutions in Malaysia.

Design/methodology/approach

A specially‐constructed questionnaire was developed for data collection. A total of 575 employees in five Malaysian universities in the Klang Valley participated in the study.

Finding

Young employees have positive teamwork relationships with the older employees. They learned a lot from the older employees as the older employees are helpful in sharing their experiences in decision making. At the same time, the young employees receive positive feedback from the older employees. However, the older employees hardly compliment the young employees for their achievements.

Research limitations/implications

The current findings provide implications for future organisational and intergenerational research since most communication investigations are Western‐biased.

Practical implications

The findings can help both the older and the young employees have a better understanding of communication at workplace. Each generation is shaped by its experiences, which brings a variety of strengths to the workforce.

Originality/value

This study is unique because it examines an important issue which very little study has been conducted on the issue; the intergenerational communication in organisational setting in Asian perspectives.

Abstract

Purpose

The purpose of this paper is to investigate the opportunities in the labour market for young employees with intermediate-level education by studying which young employees are most likely to be retained and under what conditions managers favour retention.

Design/methodology/approach

Retention decisions are examined by combining a vignette experiment and a survey study. Hypothetical profiles of 252 young employees were rated on their retention desirability by 21 managers, each working in a different organisation. Information on the managers’ characteristics and their organisations were collected in a survey.

Findings

Managers are generally not inclined to suggest retention. Their decisions are highly dependent on their own characteristics and organisational factors, even when young employees perform well and display desirable work-related behaviour.

Research limitations/implications

While the small scale and explorative nature of this study limit its generalisability, this paper highlights the importance of combining information on employees, the organisation and managers; when studying (early) careers and employment decisions.

Practical implications

This study suggests that job retention is only in part within an individual’s control, and the future efforts to combat youth unemployment need to account for organisational and managerial characteristics.

Originality/value

The focus on the employer’s perspective is new to research on early careers, making it a starting point for further lines of exploration. Further, this study provides a comprehensive insight into factors that influence managers’ retention decisions by combining three sets of factors in a single research design.

Purpose

Little is known about when younger employees’ intergenerational knowledge transfer (IGKT) – behaviors of acquiring knowledge from older employees – improves their innovative work behaviors (IWB), especially in hospitals. Taking into consideration the moderating roles of individual absorptive capacity (AC) and organization size, this study aims to develop a theoretical model to account for the associations of both online and offline IGKT with younger employees’ IWB.

Design/methodology/approach

The model was tested with a survey of 202 Chinese younger doctors (40 years old and below). Partial least squares structural equation modeling (PLS-SEM) was used to analyze the data.

Findings

The results showed that both online IGKT and offline IGKT have significant positive relationships with younger doctors’ IWB. Individual AC can strengthen the relationship between offline IGKT and IWB, and organization size can weaken the relationship. However, both individual AC and organization size do not significantly moderate the relationship between online IGKT and IWB.

Originality/value

The findings extend the understanding and application of individual-level knowledge-based view and media synchronicity theory by exploring the relationship of knowledge acquisition from older doctors through both online and offline communication channels with younger doctors’ IWB.

Abstract

Purpose

The purpose of this paper is to develop a theoretical model describing psychological states and behavioral outcomes experienced and exhibited by older generation interpersonal helping behavior (IHB) recipients in Chinese organizations.

Design/methodology/approach

The paper draws upon relevant literature and develops a theoretical model.

Findings

The analysis suggests that the extent of IHB that older generation Chinese employees receive from younger generation employees will lead to loss of mianzi, which will then result in reduced perceived generational guanxi, increased intended social isolation, and reduced intention to share task-related knowledge with the younger generation employees. The paper also proposes that perceived generational guanxi and intended social isolation will mediate the relationship between loss of mianzi and intention to share task-related knowledge with younger generation employees.

Practical implications

Because mianzi is an important cultural feature in Chinese societies, this paper provides four implications. First, younger generation employees could preserve and/or enhance older generation employees’ mianzi using less powerful messages. Second, younger generation employees should initiate task behaviors involving seeking opinions and expertise from older generation employees before exhibiting IHB. Third, mangers could reduce the negative impact of generational differences by establishing generational mentoring relationships between younger and older generation employees. Finally, younger generation employees could preserve and/or enhance older generation employees’ mianzi by playing the role of an informal subordinate rather than a problem solver when exhibiting IHB.

Originality/value

This paper is the first study exploring consequences of IHB from the perceptive of older generation IHB recipients in the Chinese context.

Abstract

Purpose

Knowledge exchange between older and younger employees enhances the collective memory of an organization and therefore contributes to its business success. The purpose of this paper is to take a motivational perspective to better understand why older and younger employees share and receive knowledge with and from each other. Specifically, this study focuses on generativity striving – the motivation to teach, train and guide others – as well as development striving – the motivation to grow, increase competence and master something new – and argues that both motives need to be considered to fully understand intergenerational knowledge exchange.

Design/methodology/approach

This paper takes a dyadic approach to disentangle how older employees’ knowledge sharing is linked to their younger colleagues’ knowledge receiving and vice versa. The study applied an actor-partner interdependence model based on survey data from 145 age-diverse coworker dyads to test the hypotheses.

Findings

Results showed that older and younger employees’ generativity striving affected their knowledge sharing, which, in turn, predicted their colleagues’ knowledge receiving. Moreover, the study found that younger employees were more likely to receive knowledge that their older colleagues shared with them when they scored higher (vs lower) on development striving.

Originality/value

By studying the age-specific dyadic cross-over between knowledge sharing and knowledge receiving, this research adds to the knowledge exchange literature. This study challenges the current age-blind view on knowledge exchange motivation and provides novel insights into the interplay of motivational forces involved in knowledge exchange between older and younger employees.

Abstract

Purpose

This study aims to examine and discuss the opportunities and barriers older employees face in the recruitment process in comparison with younger candidates. The paper aims to analyze Kazakhstani employer preferences in terms of the age of their employees.

Design/methodology/approach

The study draws on an analysis of the existent literature, statistical data, and the observations and experiences of the authors.

Findings

The results suggest that both younger and older employees in Kazakhstan face barriers in the recruitment process. While recent graduates lack experience and a knowledge level capable of meeting the requirements of businesses, older employees are heavily trained and less adaptable to change in the environment. Employers in Kazakhstan are more willing to hire young employees rather than older workers. The recruitment process is primarily based on personal contacts.

Practical implications

By describing the barriers older employees face in the recruitment process, the paper appeals to the Kazakhstani Government to revise policies and develop new measures to safeguard older workers. In addition, given the inconsistency of higher education with business requirements, policy makers should revise strategies and controls in the higher education system.

Originality/value

The paper fills the literature gap and analyses Kazakhstani employer preferences in recruiting older versus younger employees. The obstacles older employees face in the recruitment process are outlined and discussed.

Abstract

Purpose

The purpose of this paper is to identify challenges of talent management (TM) of transition economies, based on a study of employee and employer obligations as elements of anticipatory psychological contracts (APC) among young entrants to labor market. The authors aim to analyze how APC differ between transitional and non-transitional countries and also if there are differences between transitional countries.

Design/methodology/approach

The authors used a quantitative research design and conducted a survey using the PC inventory among business students in Poland and Slovenia and the UK (as a control group).

Findings

The authors found that APC in transitional countries differ significantly from the control group, with Polish and Slovenian APCs being more transactional and less relational than in the UK. Also, there are several differences between Poland and Slovenia, suggesting that Central and Eastern Europe transitional countries cannot be considered a single region in this respect.

Practical implications

The authors identified challenges related to TM in transitional countries based on APC characteristics and proposed several ways in which employers and educators could help to build more realistic expectations and thus helping young talents with their transition from education to labor market. By increasing the understanding of APC employers can improve their TM practices for the young talents.

Originality/value

The study offers unique insights into APC of the young entrants to labor market in transitional countries, with regard to both employee and employer obligations. The three types of APC were studied along with particular dimensions of APC. The authors linked TM to the APC characteristics. Based on the results, the authors propose that socio-economic context as well as national culture should be considered as antecedents of APC formation and given more attention in both psychological contract and TM research.

We develop a conceptual model, based on person-environment fit theory, which explains how employee age affects occupational strain and well-being. We begin by explaining how age directly affects different dimensions of objective and subjective P-E fit. Next, we illustrate how age can moderate the relationship between objective P-E fit and subjective P-E fit. Third, we discuss how age can moderate the relationships between P-E fit, on one hand, and occupational strain and well-being on the other. Fourth, we explain how age can impact occupational strain and well-being directly independent of P-E fit. The chapter concludes with implications for future research and practice.
