Abstract

Purpose

Grounding on the goal-setting theory and flow theory, this study explored the mechanism underlying the association between transfer design (TD); identical elements and training transfer (TT). Specifically, the authors explored a moderated mediation process of trainer performance and motivation to improve work through learning (MTIWL) that has received less consideration in the TT literature.

Design/methodology/approach

Data were collected using the retro-perspective survey method. The first survey was administered offline (t1: the day when leadership intervention was completed. Subsequently, trainees were requested to participate in an online survey (t2: 12–14 weeks later). In all, 355 executives participated.

Findings

The results of structural equation modeling (SEM) analyses suggested that trainees’ MTIWL mediational impact between leadership intervention triggers (transfer design and identical elements), and TT was supported. In addition, the indirect impact of these variables on TT was found to be significant when the trainer had high performance than when it was low. This confirmed the trainer’s performance as a potential moderator in the TT process.

Practical implications

This study is limited to the exploration of leadership intervention variables on TT. The findings have implications for leadership professionals and scholars who use leadership intervention and motivation metrics to predict TT.

Originality/value

This study offers a moderated mediation mechanism for enhancing TT through leadership intervention triggers. The proposed conceptual model included MTIWL as mediator and trainer performance during leadership intervention as moderator.

Abstract

In good or bad times, training plays an important part in the development of knowledge and skill in all sectors of the economies around the world. Just as the successful sportsperson must train to keep on winning, so too must any organisation. Whilst the effectiveness of the sportsperson's coach is reflected by success in winning events, it is often more difficult to evaluate the success or effectiveness of the organisational trainer. Many other factors come into play in determining individual and organisational performance — methods of work used; efficient supply of materials; adequate equipment; attitudes of senior management, and of customers; the whims of the market place, government policy and the world economic situation. With so many variables involved it may seem futile to bother to study effectiveness.

Abstract

Purpose

Few studies have tested the efficacy of instruction based on cognitive load theory in police use-of-force (UoF) training due to limitations of existing cognitive load measures. Although linguistic measures of cognitive load address these limitations, they have yet to be applied to police UoF training. This study aims to discuss the aforementioned issue.

Design/methodology/approach

Officers’ verbal behavioral data from two UoF de-escalation projects were used to calculate cognitive load and assess how it varied with officer experience level (less-experienced, experienced). The verbal data were further analyzed to examine specific thinking patterns that contributed to heightened cognitive load across officer experience levels.

Findings

Across both studies, responses from less-experienced officers contained greater usage of cognitive language than responses from experienced officers. Specific cognitive processes that contribute to cognitive load in specific situations were also identified.

Originality/value

This paper enables police trainers to facilitate the development of adaptive training strategies to improve police UoF training via the reduction of cognitive load, and also contributes to the collective understanding of how less-experienced and experienced officers differ in their UoF decision-making.

Abstract

Purpose

The “Helping Autism Diagnosed Navigate and Develop Socially” (HANDS) project developed a suite of mobile apps for smartphones, which support children with Autism spectrum disorders (ASD) with social and life skills functioning – areas of ability which tend to be impaired in this population. The apps were field tested in four special schools. The purpose of this paper is to report on an exploratory investigation of the potential use of this and similar technology to support the inclusion of children with ASD in mainstream secondary schools.

Design/methodology/approach

A series of technology familiarization sessions and follow up focus groups were held with children with ASD, teachers, teaching assistants and parents at three mainstream secondary schools. A thematic analysis of the focus group transcripts was undertaken.

Findings

The analysis indicated common themes across schools relating to challenges and opportunities in the use of smartphones to develop social and life skills. Wider debates in the available literature and the general media about national and local school policy on the use of smartphones in the classroom were reflected in the themes identified. Conclusions are drawn about the potential use of smartphones to promote inclusion of children with ASD, and recommendations are made in regards of national and local policy on the use of mobile technology in schools.

Originality/value

There is little literature on the use of smartphones with children with ASD to support inclusion in mainstream. As such, this initial exploratory report will be of interest to policy makers, school managers and researchers.

Abstract

This paper reports on the implementation and evaluation of the JOBS programme in Ireland. This is a training intervention to promote re‐employment and improve mental health among unemployed people that was implemented on a pilot basis in the border region of the Republic and Northern Ireland. Programme participants were unemployed people recruited from local training and employment offices and health agencies. The evaluation indicated that the programme was implemented successfully and led to improved psychological and re‐employment outcomes for the intervention group, lasting up to 12 months post‐intervention. This paper reflects on the implementation issues that arose in adapting an international evidence‐based programme to the local setting and considers the implications of the evaluation findings for the roll out of the programme on a larger scale.

Abstract

Purpose

This paper aims to identify methods of guidance and supervision used in air traffic control training. It also aims to show how these methods facilitate trainee participation in core work activities.

Design/methodology/approach

The paper applies the tools of conversation analysis and ethnomethodology to explore the ways in which trainers and trainees act and interact in training situations. The data consist of the video recordings (total 38 hours) and ethnographic material gathered at a vocational institute for aviation and in two aerodrome control tower units.

Findings

The trainers used five different instructional strategies with which they guided and controlled the trainees' actions. In simulator training, learning was structured as a process through which the procedural knowledge possessed by the expert controllers was transferred to the trainees through interventions such as orders, test questions and additions. As the trainees progressed to the on‐the‐job training phase, interaction evolved from being trainer‐driven to trainer‐guided. The trainees' performance was fine‐tuned and guided towards local practices of particular work position by means of instructions and information deliveries.

Practical implications

The simulator training and on‐the‐job training appear as two distinctive forms of vocational training with their own aims. In order to improve the quality of the training, it is suggested that greater attention should be given to the ways in which these two separate areas of learning could be better reconciled.

Originality/value

This ethnomethodological study on training interaction complements the understanding of instructional strategies used at different stages of air traffic control training. It is proposed that research into the local and social production of training interaction can shed useful light on the complexities of workplace learning and training interaction, providing a novel perspective for those engaged in practice of vocational education.

Lack of support on the part of line managers and executives for the training function is the most important factor contributing to predicaments in organisational training. Attention is drawn to the behaviours, attitudes and characteristics that can bring about changes that will either impede or support the successful outcome of training interventions. Information was drawn mainly from a field study done in the UK and Jamaica, and from the author′s own professional experience. Relevant themes and issues are explored, and emphasis given to what trainers can do to improve their own profiles to gain recognition for the training function.

Abstract

Purpose

Middle managers in health care today are expected to continuously and efficiently decide and act in administration, finance, care quality, and work environment, and strategic communication has become paramount. Since dialogical communication is considered to promote a healthy work environment, the purpose of this paper is to investigate the ways in which health care managers experienced observing subordinates’ dialogue training.

Design/methodology/approach

A qualitative study using semi-structured interviews and documents from eight middle managers in a dialogue programme intervention conducted by dialogue trainers. Focus was on fostering and assisting workplace dialogue. Conventional qualitative content analysis was used.

Findings

Managers’ experiences were both enriching and demanding, and consisted of becoming aware of communication, meaning perceiving interaction between subordinates as well as own silent interaction with subordinates and trainer; Discovering communicative actions for leadership, by gaining self-knowledge and recognizing relational leadership models from trainers – such as acting democratically and pedagogically – and converting theory into practice, signifying practising dialogue-promoting conversation behaviour with subordinates, peers, and superiors.

Research limitations/implications

Only eight managers participated in the intervention, but data afforded a basis for further research.

Practical implications

Findings stressed the importance of listening, and of support from superiors, for well-functioning leadership communication at work.

Originality/value

Studies focusing on health care managers’ communication and dialogue are few. This study contributes to knowledge about these activities in managerial leadership.

Abstract

Purpose

This commentary discusses the paper by Reardon et al. (2024; this issue) entitled, “Overcoming implementation challenges through using a train-the-trainer approach to teach numeracy in a special school setting.” This commentary outlines the necessary contribution this paper adds to the substantive area of research it is couched within while also identifying potential areas of future research to expand the understanding of this phenomenon and its impact upon practice.

Design/methodology/approach

What is fidelity of implementation, how do we measure it and how does it impact our interpretations of experimental findings? This commentary focuses specifically on the nebulous construct of fidelity in experimental studies and how this impacts experimental findings’ internal and external validity.

Findings

Although fidelity is frequently referenced as an important aspect to consider, the measurement of the construct has been critiqued in experimental studies. To understand if an intervention was “implemented as intended,” the core dimensions of the intervention must be considered in the measurement process, as well as potential confounding variables.

Originality/value

With an increased need for experimental work to inform what works, for whom and under what conditions, there becomes a need to better investigate the implementation of the intervention in these contexts – thus, fidelity must be reconceptualized. This commentary provides an overview of this dilemma with potential ideas to investigate moving forward.
