Abstract

Recently, ethical leadership has become a widely studied research topic. Simultaneously, many studies have begun to emphasise the role of interpersonal communication competence (ICC) in successful leadership. However, there has been little discussion on the links between ethical leadership and leaders’ ICC. To address this research gap, this study aims to compare and combine the research traditions of ethical leadership and leaders’ ICC. The study is based on two literature reviews examining (a) ethical leadership (substudy 1; N = 27) and (b) leaders’ ICC (substudy 2; N = 18). The research questions are as follows: (a) How are the requirements of leaders’ ICC noticed in the literature of ethical leadership? (substudy 1) (b) How are the requirements of ethical leadership noticed in the literature of leaders’ ICC? (substudy 2) The findings reveal that (a) studies in ethical leadership rarely pay attention to leaders’ ICC and (b) studies in leaders’ ICC do not often discuss ethical aspects of ICC, at least explicitly. While a larger sample would have been preferred, the study contributes to previous research by addressing a research gap between ethical leadership and leaders’ ICC and suggests integrating these research traditions to better understand the nature of ethics and ICC in leadership. By promoting novel interdisciplinary research perspectives, the study provides a foundation for further research and development of (a) a competence-based approach to ethical leadership and (b) an ethics-focused approach to competent leadership communication.

Abstract

This chapter examines how leader–member dyadic communication in the Malaysian workplace operates at the leader–member dyadic level in the context of cultural norms. We propose a model of leader–member dyadic communication based on the cultural norms of budi bicara, which in turn influences the perception of workplace mentoring in Malaysia. The model is tested by using hierarchical multiple regression with data obtained from a sample of 510 employees in three Malaysian organizations. Results show that leader–member dyadic communication in the workplace is linked with the career mentoring perceptions. These findings partially validate our proposed model and provide empirical support for the central roles of communication exchange processes in mentoring.

Abstract

Accumulating evidence suggests that Team-member exchange (TMX) influences employee work attitudes and behaviours separately from the effects of leader-member exchange (LMX). In particular, little is known of the effect of LMX differentiation (in-group versus out-group) as a process of social exchange that can, in turn, affect TMX quality. To explore this phenomenon, this chapter presents a multi-level model of TMX in organizations, which incorporates LMX differentiation, team identification, team member affect at the individual level, and fairness of LMX differentiation and affective climate at the group-level. We conclude with a discussion of the implications of our model for theory, research, and practice.

Abstract

This chapter examines the miners’ occupational culture of planisa at the level of supervisor–worker relations. The chapter presents a tale of two frontline production supervisors or shift-bosses as they were called on the mine – Jimmy and Lee. In this context, the ability of the production supervisor to make a plan in ways that enhance the social organisation of the production process and people management is crucial to the development of a reciprocal working relationship. The chapter argues that planisa also entails a valuable social organisational skill through which frontline supervisors could effectively use to manage work group dynamics and team performance associated with teamworking, intra-team conflict, effort-bargain and resistance.

The chapter reveals that by ‘getting on and getting by’ with his charges – going an extra mile to making plan for his mining teams wherever possible – Jimmy created a working environment that enabled his subordinates to achieve their production targets and increase their capacity to earn the much-desired productivity and safety bonuses. The case of Jimmy and his charges highlights the role of the frontline supervisor as a vital agent of workplace change that elicits worker cooperation and support for new work processes, not for the sake of pleasing management but in ways that benefit and make sense to them – going above and beyond organisational requirements to achieve the organisational performance goals at the point of production. On the contrary, the case of Lee, another frontline supervisor, demonstrates the opposite and highlights the harmfulness of poor supervisor–worker relations to the achievement of organisational, employee and team performance goals.

Abstract

This chapter uses the structural and relational dimension of social capital theory (SCT) as a lens for examining the impact of the supervisor–subordinate relationship on nurses' perceptions of the usefulness of their workplace networks, sociability, and affective commitment. A survey was used to collect data from 1,064 Australian nurses.

The findings suggest that nurses rely on very small workplace networks (typically only one other person) with which they have strong ties. Further, in over half of the cases, the supervisor (the Nurse Unit Manager (NUM)) holds the centric position. Moreover, for those nurses who did not include the NUM in their workplace network, their position appears even worse. For example, the usual reason given by nurses for not including the NUM was that the NUM was unavailable. This is a concern for health care management because the past two decades have delivered many changes to the nursing profession, including a reduction in the number of nursing positions and subsequent higher workloads. The consequences suggest that without effective workplace networks, nurses are working under conditions where solving problems is more difficult.

Large organizations typically mandate that managers attend budget meetings and exchange budget reports with their immediate supervisor and budget staff. We explored whether such organization-mandated budgetary involvement is related to managers’ budgetary communication with their supervisor in terms of budgetary participation, budgetary explanation, and budgetary feedback. Questionnaire data from 148 managers employed by 94 different companies were analyzed with regression. Mandatory budget meetings with supervisor had a positive relationship with all three forms of budgetary communication with supervisor, and mandatory budget reports from supervisor had a positive relationship with budgetary explanation from supervisor. Mandatory budget meetings with budget staff had a positive relationship with both budgetary participation with supervisor and budgetary feedback from supervisor. Mandatory budget reports from budget staff had a negative relationship with all three forms of budgetary communication with supervisor. The results failed to support proposed relationships between mandatory budget reports to supervisor and budgetary participation with supervisor, and between mandatory budget reports from supervisor and budgetary explanation from supervisor. Implications of the results for future research and budgetary system design are discussed.

Abstract

Although a significant body of work has amassed that explores the antecedents, correlates, and consequences of employee turnover in organizations, little is known about how employees go about quitting once they have made the decision to leave. That is, after the decision to voluntarily quit their job is made, employees must then navigate through the process of planning for their exit, announcing their resignation, and potentially working at their company for weeks after their plans to resign have been made public. Our lack of understanding of the resignation process is important as how employees quit their jobs has the potential to impact the performance and turnover intentions of other organizational members, as well as to harm or benefit the reputation of the organization, overall. Moreover, voluntary turnover is likely to increase in the coming decades. In this chapter, we unpack the resignation process. Specifically, drawing from the communication literature and prior work on employee socialization, we develop a three-stage model of the resignation process that captures the activities and decisions employees face as they quit their jobs, and how individual differences may influence how they behave in each of these three stages. In doing so, we develop a foundation upon which researchers can begin to build a better understanding of what employees go through after they have decided to quit but before they have exited their organization for the final time.

Abstract

This article verified the construct of servant leadership and validated a measure developed in Western culture. Results from exploratory factor analysis (EFA) (N=285) produced a five-factor model – altruistic calling, emotional healing, persuasive mapping, wisdom, and community stewardship with less items than the original measure. Confirmatory factor analysis (CFA) (N=304) indicated that the 5-factor servant leadership model fits the data best. Correlation analysis of the supervisor-subordinate paired sample (N=209 dyads) showed that servant leadership has more common features with transformational leadership and less with paternalistic leadership; the predictive power of servant leadership was roughly equivalent to that of transformational leadership but higher than that of paternalistic leadership when predicting criterion variables such as overall satisfaction and deviance behavior. Our results totally demonstrated that the revised servant leadership scale in Chinese culture has higher reliability and validity, which could be used for subsequent studies as an effective instrument.

The overall goal of this chapter is twofold. First, the authors aim to identify indigenous phenomena that influence employee turnover and retention in the Chinese context. Second, the authors link these phenomena to the contextualization of job embeddedness theory. To achieve the goal, the authors begin by introducing three macro-level forces (i.e., political, economic, and cultural forces) in China that help scholars analyze contextual issues in turnover studies. The authors then provide findings in the literature research on employee retention studies published in Chinese academic journals. Next, the authors discuss six indigenous phenomena (i.e., hukou, community in China, migrant workers, state-owned companies, family benefit prioritization, and guanxi) under the three macro-level forces and offer exploratory propositions illustrating how these phenomena contribute to understanding employee retention in China. Finally, the authors offer suggestions on how contextualized turnover studies shall be conducted in China.

Abstract

Purpose: Although there has been increasing scholarly attention regarding the unethical concerns of prosocial behavior at work, scarce research has been done to conceptualize this type of compassionate behavior. To address this research gap, we identify the unethical concerns of a supervisor's compassion and address how this compassion, when combined with unethical implications, impacts subordinates' unethical behavior. Study Design/Methodology/Approach: We drew on sensemaking theory to develop a theoretical model and a four-quadrant taxonomy explaining how subordinate's interpretation of the context and supervisors' actions affected their unethical behavior through emotional responses and shared moral identity with supervisors. Findings: Our propositions suggest that subordinates' different roles in supervisors' compassionate process – the sufferer (receiver) or bystander (witness), and supervisors' unethical behavior at the domain of private or public activities impact their interpretations of meaning and shape their corresponding emotional responses, moral identity, and unethical behavior. Originality/Value: Our theoretical model contributes to a wholistic understanding of compassion at work by identifying the unethical implications of compassion appraisal. It depicts the complex process of how leaders' contradictory information shapes employees' unethical behavior. Research Limitations: The theoretical model and propositions lack the support of empirical data.
