Abstract

Purpose

Despite organizational policies aimed at harassment prevention, harassment based on gender and ethnicity remains pervasive in places of work. Although previous research has identified other antecedents such as harassment climate, the purpose of this paper is to consider whether a climate of respect leads to reductions in identity-based harassment.

Design/methodology/approach

In a military sample of active duty men and women (Study 1) and a sample of working adults (Study 2), the authors use survey methods to test whether a climate of respect predicts the occurrence of two forms of identity-based abuse: sexual harassment (Study 1) and ethnic harassment (Study 2).

Findings

The authors find that a climate of respect uniquely predicts harassment based on sex and ethnicity, above and beyond effects of climate for harassment.

Originality/value

These results suggest that, while traditional harassment prevention efforts remain important for deterring identity-based harassment, promotion of a respectful work environment is also an effective tool.

Abstract

Purpose

The purpose of this paper is to present a model that explores the relationship between inclusive leadership, inclusive climates and sexual harassment and other negative work-related outcomes, at the work unit and individual levels.

Design/methodology/approach

A conceptual model of inclusive work unit leadership, inclusive work unit climate and sexual harassment based on a review of the literature.

Findings

Leaders who behave more inclusively are expected to have work units and work unit members who experience more positive outcomes and fewer negative outcomes including sexual harassment and other forms of mistreatment. Leaders impact their work unit and work unit members' outcomes directly as well as indirectly through the more inclusive work unit climates they create.

Research limitations/implications

The sexual harassment literature has identified climate for sexual harassment as a key predictor of sexually harassing behavior and its attendant negative outcomes. A focus on a broader inclusive climate, and inclusive leadership, may provide a richer understanding of the conditions under which sexual harassment and other forms of mistreatment occur and can be mitigated.

Practical implications

This model can help identify strategies organizations can employ (e.g. inclusive leadership development programs) to combat sexual harassment.

Social implications

This model may improve understanding of the systemic, organizational causes of sexual harassment reducing sexual harassment victims' potential self-blame and helping policymakers craft more effective sexual harassment interventions.

Originality/value

The paper conceives of work climates that contribute to sexual harassment more broadly than generally has been the case in the sexual harassment literature to date. The model highlights the important role that leaders play in shaping inclusive climates. It also contributes to the nascent literature on inclusion and inclusive climates, which has paid relatively little attention to exclusion and mistreatment including sexual harassment that are likely to arise in less inclusive workplaces.

Abstract

Purpose

The purpose of this paper is to examine how managers react to sexual harassment as a function of the harasser role that includes a customer as a source of harassment and an organization’s climate for sexual harassment.

Design/methodology/approach

Using an experiment with a 2 (harasser role: coworker or customer) × 2 (organizational climate of sexual harassment: tolerates or does not tolerate) between-subjects design, 162 hotel managers were randomly assigned to read one of four conditions.

Findings

Both the harasser role and organization’s climate for sexual harassment influenced the managers’ sexual harassment reactions, specifically whether they label the incident as sexual harassment and attribute responsibility to the organization. The managers’ gender was found to moderate these relationships.

Practical implications

The results underscore the importance of understanding reactions to sexual harassment because, regardless of who harasses (coworker or customer) and the organizational climate (tolerates or does not tolerate sexual harassment), sexual harassment of any form can be harmful for the well-being of hospitality employees. These results also provide educational implications.

Originality/value

This is the first known experimental study to examine how hospitality managers react to sexual harassment when the harasser role includes a customer versus a coworker. The results illustrate that the same sexually harassing behavior was perceived less negatively – in regard to both the labeling and attribution of organizational responsibility – when it was done by a customer than by a coworker.

Abstract

Purpose

The #MeToo movement has brought questions of sexuality and power in the workplace to the forefront. The purpose of this paper is to review the research on hierarchial consensual workplace romances and sexual harassment examining the underlying mechanisms of power relations. It concludes with a call to action for organizational leaders to adopt fair consensual workplace romance policies alongside strong sexual harassment policies.

Design/methodology/approach

This paper represents a conceptual review of the literature on consensual workplace romance, sexual harassment, passive leadership and power relations. Passive leadership leads to a climate of incivility that in turn suppresses disclosures of sexual harassment (Lee, 2016). Consensual workplace romances across hierarchical power relations carry significant risks and may turn into harassment should the romance turn sour.

Findings

Two new concepts, sexual hubris and sexploitation, are defined in this paper. Sexual hubris, defined as an opportunistic mindset that allows the powerful to abuse their power to acquire sexual liaisons, and its opposite, sexploitation, defined as a lower-status member using sexuality to gain advantage and favor from an upper-level power target, are dual opportunistic outcomes of an imbalanced power relation. Sexual hubris may increase the likelihood for sexual harassment such that a mindset occurs on the part of the dominant coalition that results in feelings of entitlement. Sexploitation is a micromanipulation tactic designed to create sexual favoritism that excludes others from the power relation.

Research limitations/implications

Sexual hubris and sexploitation are conceptualized as an opportunistic mechanisms associated with imbalanced power relations to spur future research to tease out complex issues of gender, sexuality and hierarchy in the workplace. Sexual hubris serves to protect the dominant coalition and shapes organizational norms of a climate of oppression and incivility. Conversely, sexploitation is a micromanipulation tactic that allows a lower-status member to receive favoritism from a higher-power target. Four research propositions on sexual hubris and sexploitation are presented for future scholarship.

Practical implications

Most organizational leaders believe consensual romance in the office cannot be legislated owing to privacy concerns. Passive leadership is discussed as a leadership style that looks the other way and does not intervene, leading to workplace hostility and incivility (Lee, 2016). Inadequate leadership creates a climate of passivity that in turn silences victims. Policies concerning consensual workplace romance should stand alongside sexual harassment policies regardless of privacy concerns.

Social implications

The #MeToo movement has allowed victims to disclose sexual misconduct and abuse in the workplace. However, the prevalence of sexual harassment claims most often can be traced to a leadership problem. Employers must recognize that sexual hubris and sexploitation arise from imbalances of power, where sex can be traded for advancement, and that often consensual workplace romances end badly, leading to claims of sexual harassment. Consensual romance policies must stand alongside sexual harassment policies.

Originality/value

Sexual hubris and sexploitation are offered as novel concepts that provide a mechanism for conceptualizing the potential for abuse and manipulation from unbalanced power relations. These are original concepts derived from the arguments within this paper that help make the case for consensual workplace romance policies alongside sexual harassment policies.

Abstract

Purpose

The purpose of this paper is to examine the relationship between perceived dependence on tips and vulnerability to sexual harassment (SH) among hotel employees in Accra Metropolis, Ghana.

Design/methodology/approach

Within a cross-sectional research design, 583 employees from 55 hotels completed self-administered questionnaires. Descriptive statistics, χ2 test of independence, Kruskal–Wallis test were used to analyse collected data.

Findings

Results of the study reveal that dependence on tips is related to SH vulnerability of food and beverage staff. Furthermore, dependence on tips engenders a perception of SH climate. Compared to guests and co-workers, supervisors were least identified as perpetrators of SH in hotel workspaces. Guests were responsible for unwanted sexual attention, whereas co-workers pose the greatest risk for gender harassment.

Practical implications

Hotel management should invest in the publication of educational materials such as leaflets and posters indicating unacceptability of inappropriate sexual behaviours.

Originality/value

This paper is one of the pioneers to have assessed the relationship between dependence on tips and perceived climate for SH as well as vulnerability to SH in a hotel context.

Abstract

Purpose

The purpose of this paper is to identify promising themes of the papers in the special issues of Equality, Diversity and Inclusion dedicated to advancing scholarship on sex-based harassment.

Design/methodology/approach

A conceptual overview of the research pertaining to these themes and an analysis of the special issues papers' contributions to these themes.

Findings

Four themes that represent important but relatively neglected lines of inquiry into sex-based harassment are identified. These are (1) the psychology of harassment, (2) organizational culture and networks, (3) the invisible majority and (4) the importance of collective action.

Originality/value

The paper offers an expert perspective on the state of research related to sex-based harassment and four themes that are important to moving it forward.

Abstract

Purpose

The purpose of this paper is to examine whether observed hostility mediates the link between passive leadership and sexual harassment. The study also investigates how workplace gender ratio might moderate this mediated relationship.

Design/methodology/approach

This study used online survey data by recruiting full-time working employees in various US organisations and industries.

Findings

Results suggest that when working under a passive leader, both men and women are more likely to experience sexual harassment. Furthermore, the positive association between hostility and sexual harassment is stronger for female employees who work in a male-dominated organisation (low gender ratio). However, the moderating effects of workplace gender ratio were not significant for male employees.

Practical implications

Organisations seeking to reduce or prevent sexual harassment should monitor and screen out managers who display passive leadership behaviour and create a work environment where collegial and civil interactions are encouraged and valued.

Originality/value

This research advances our knowledge regarding the organisational factors of sexual harassment by examining passive leadership, hostile work context, and workplace gender ratio. Theoretically, the study contributes to the sexual harassment literature by incorporating evidence on passive leadership from a broader field of workplace aggression into sexual harassment research. Practically, the study offers important implications for organisations that seek to minimise sexual harassment.

Abstract

Purpose

The purpose of this paper is to examine whether fun in the workplace inadvertently leads to greater incidences of unwanted sexual attention. Specifically, this research examined the relationship between three dimensions of fun and unwanted sexual attention – fun activities, coworker socializing and manager support for fun.

Design/methodology/approach

Multiple regression was used to analyze survey data from three Qualtrics business panels.

Findings

Fun activities were related to greater incidences of unwanted sexual attention, while manager support for fun was related to fewer instances. With respect to fun activities, mandatory attendance and holding the activities on nights and weekends were associated with further increased unwanted sexual attention. The presence of non-employees during activities was associated with fewer incidences.

Research limitations/implications

The data on fun in the workplace and unwanted sexual attention were obtained at one point in time. Future research would be valuable that obtains data collected at multiple points in time to more fully substantiate cause-and-effect relationships.

Practical implications

Employers may seek to foster a climate in which managers encourage employees to have fun on the job as well as one that explicitly focuses on preventing sexual harassment. Curbing unwanted sexual attention during fun activities may be facilitated by involving non-employees, refraining from holding activities at night and on weekends and keeping employee participation voluntary.

Originality/value

From the perspective of fun in the workplace, this research has demonstrated fun activities may have unintended, adverse consequences. From the perspective of sexual harassment, this research has identified antecedents not typically be considered to be contributing factors of unwanted sexual attention.

Purpose

There has been ample research on the antecedents and consequences of workplace sexual harassment (WSH), a volatile issue in contemporary labor markets. There is, however, a lingering gap in the scholarly literature regarding the organizational practices involved in contending with WSH incidents following their occurrence. By exploring the practices and challenges of sexual harassment commissioners, a mandatory role performed by Israeli human resource practitioners, this study aims to unpack the embedded power dynamics, which construct how WSH is both deciphered and handled within organizations.

Design/methodology/approach

In-depth semi-structured interviews were conducted with 45 sexual harassment commissioners (SHCs) in various business organizations in Israel to explore practitioners' conceptions of the challenges underlying their role. A grounded theory approach was utilized.

Findings

The findings demonstrate that, while SHCs seemingly are empowered by their exclusive authority to inquire into an intricate organizational matter, counter practices have emerged to undermine their authority and influence. This negatively affects their ability to reduce the prevalence of WSH. SHCs' attempts to approach WSH utilizing a power discourse are eroded by systematic barriers that channel them toward adoption of the default legal discourse. The latter frames WSH in terms of individual misconduct rather than as a phenomenon stemming from and expressive of organizational and societal gender inequalities.

Research limitations/implications

This study does not represent the voices of WSH complainants or of top executives. The data focused on SHCs' descriptions of their role challenges.

Practical implications

Implications are suggested regarding the academic education and training of SHCs.

Originality/value

This study sheds light on covert and unspoken barriers to gender equality in the labor market.

Abstract

Purpose

The goal of the present research is to investigate the association between observing consensual sexual behavior at work (e.g. flirting, joking) and job outcomes – specifically, job satisfaction and turnover intentions.

Design/methodology/approach

Questionnaires were administered about observed consensual sexual behavior and job attitudes in two separate studies of working adults. Participants in Study 1 were 113 workers from 33 workplaces in the Midwestern USA; participants in Study 2 were 242 adults working in a variety of industries.

Findings

In support of the hypotheses, results from Study 1 indicated that employees who observed more sexual behavior at work reported lower job satisfaction. Study 2 replicated this result, but only for female employees. Observed sexual behavior at work was positively related to turnover intentions for both genders.

Research limitations/implications

In both studies, the research design was cross‐sectional, which prohibits causal inferences about the data. Second, it was not possible to assess whether the observed sexual behavior occurred between friendly peers, married coworkers, or coworkers married to other people – thus it is unclear how this factor is related to employee reactions.

Practical implications

Human resource managers should consider formulating policies regarding consensual sexual behavior at work to guide managers in handling potentially difficult situations, such as romantic relationships between peers.

Originality/value

This research is the first to explicitly link consensual sexual behavior at work with two specific job attitudes: job satisfaction and turnover intentions.
