Abstract

Purpose

The purpose of this study was to explore rapid role shifts at work and to describe the factors that facilitate or inhibit such role shifts, and how these factors affect the employee.

Design/methodology/approach

A qualitative study was conducted with 12 participants from four public sector organizations. The participants systematically documented their work role shifts over the course of three days. Based on these data, they were interviewed about their shifts in work roles. All data were analyzed thematically.

Findings

Rapid role shifts do not work without extensive mental preparation and commitment. The role changes were perceived as stimulating if there was clarity about purpose, context and the significance of one’s own role, and if there was time both to switch between different roles and to reflect.

Research limitations/implications

This study was only performed in public sector organizations, and with a relatively small sample of interviewees. To generalize the results a more comprehensive collection of data would be required, including independence between researchers and subjects.

Practical implications

Adequate work structures, well-thought-out plans, time set aside for adjustment and reflection, and, not least, well-functioning information technologies are essential to teamwork commitment and satisfaction. As occasional teams, virtual teams and remote work become more common in the future, attention must be paid to rapid work role shifts by governments, policymakers and employers.

Originality/value

To the best of the authors’ knowledge, this is the first systematic study of the challenges involved in rapid shifts in work roles.

Abstract

Purpose

This paper seeks to present findings from a longitudinal action research study aimed at exploring one such innovation. Little is known about the micro‐level impact of health service innovations over time.

Design/methodology/approach

The paper shows that action research is a participatory approach ideally suited to monitoring the process and outcomes of change. Over 20 months, an action researcher studied the work of four interprofessional care co‐ordinators (IPCCs), whose role was intended to speed patient through‐put within a London teaching hospital general medical directorate. The action researcher kept regular participant observation field notes and supplemented these data with a profile of IPCC patients (n=407), in‐depth interviews (n=37) and focus groups (n=16) with staff. Throughout the study, findings were regularly fed back to participants to inform practice developments.

Findings

The findings in this paper show that, in spite of the original intention for this role to provide clerical support to the multidisciplinary team, over time the role shifted beyond its implementation into practice to take on more complex work from registered nurses. This raised actual and potential governance issues that were not attended to by service managers. A complex and turbulent context disrupted managers' and practitioners' abilities to reflect on and respond to these longer‐term role shifts.

Originality/value

This paper argues that the complex nature of the innovation and the setting in which it operated account for the role shift and the lack of attention to issues of governance. Current innovation literature suggests that implementation into routine practice represents the end‐point of an innovation's journey. These findings suggest that certain innovations may in fact continue to shift in nature even after this “end‐point”. The conclusions drawn are likely to be of global interest to those interested in complex health service innovations.

Abstract

Major demographic trends are affecting the work schedules of U.S. employees with likely consequences for health and quality-of-life outcomes. These trends include long work hours, at least for some groups of employees, and an increasing proportion of employees in the U.S. and other countries who are working nonstandard work schedules. This chapter contains a review of the empirical literature linking the number of hours worked and the distribution of those hours at the individual and couple level to a variety of outcomes, cross-sectionally and longitudinally. In addition, because the majority of U.S. workers live in dyads (Jacobs & Gerson (2004). The time divide: Work, family and gender inequality. Cambridge, MA: Harvard University Press), major attention is given to the impact of work hours on the employee's spouse as well as on the employee. It is also noted that the relationship between work hours and outcomes might be different among employed single women with children. Data are presented from two new studies conducted by my research team to fill some of the critical knowledge gaps. Finally, I suggest some directions for future research.

Abstract

Purpose

In many public sector reform processes, employees’ roles as professional experts are shifting toward more entrepreneurial and market-oriented roles, a change that entails a shift in the demands made of these employees. The purpose of this paper is to investigate the reflections, considerations, and experiences of such employees regarding the spaces of possibility open to them in which to act in accordance with this new role.

Design/methodology/approach

Two ethnographic studies were carried out in drug and alcohol treatment services and in city and business development in the Danish welfare system.

Findings

Although the areas of investigation are not related in their daily practices, the authors trace similar responses to the demands made of their respective employees as their role shifts from that of professional experts to include more entrepreneurial aspects. The authors observe that employees are often eager to align new demands and practices, and the authors identify various challenges in respect of the structural public set-up of these services, which often leaves the employees to operate in what could be described as a “twilight zone” between the public and the private.

Originality/value

While scholars often have accounted for situations where such pluralistic roles create conflict, the authors also answer calls to capture moments of synergy where tensions of role paradox are constructively exploited. In this process of ongoing production, images of hierarchy and bureaucracy, rather than merely casting shadows over more bottom-up process of entrepreneurship, are actively used, alongside images of entrepreneurship, in the mutual construction of different roles and the constantly shifting relationality between them, conflicting or synergetic. The definitions and interpretations of the role of the public sector employee are not entirely fixed, but rather subject to ongoing (re)construction in the daily workings of public organizations.

Abstract

Purpose

The purpose of this paper is to explore insights based on the phenomenology of Martin Heidegger, on the dynamic relationships between human experience and work roles.

Design/methodology/approach

Drawing on the findings of a hermeneutic phenomenological study of nurse mentors, the topics of new roles and role challenges are explored, along with a consideration of their relevance to wider issues of workforce redesign. Heidegger’s philosophy of Dasein, in particular his concepts of inauthentic and authentic self, provided an interpretational lens. This paper applies these philosophical concepts to challenges associated with a changing workforce.

Findings

Concepts elaborating human existence as proposed by Heidegger may offer analytic structures for understanding shifts in the lived experience of a changing workplace. In particular, the concepts could help managers to explore the implications of introducing novel work roles or extending roles. The understanding gained can also extend to situations where work practices may need to be challenged.

Originality/value

As work roles and skill mix undergo rapid shifts, this paper offers an original way of understanding the experience of work roles.

Abstract

Purpose

With the demand for continuous services increasing, organizations have relied more upon shift work to adapt to the needs of consumers. However, relatively little research has adequately explored the effects of different types of shifts on emotional exhaustion, particularly as they relate to work‐family conflict and social support. In this paper based on the conservation of resources (COR) model of stress, a mediated model where shifts that demand more resources related to the work‐family interface will be more likely to lead to emotional exhaustion is argued. The paper aims to address this issue.

Design/methodology/approach

A study of 168 fire service personnel from departments working on three different shift systems is conducted. The participants complete survey measures of emotional exhaustion, work‐family conflict, support, and demographic controls.

Findings

The paper suggests that more demanding shifts, those that lead to less time spent off the job in continuous blocks, are associated with higher work‐family conflict. Moreover, family support can make up for the lost resources of demanding shifts and is negatively associated with work‐family conflict. Finally, higher work‐family conflict is associated with emotional exhaustion.

Practical implications

The paper has important implications for the scheduling of shifts and employee well‐being. Specifically, it suggests that scheduling shifts with larger continuous blocks of time with family will be associated with lower work‐family conflict and less strain on employees.

Originality/value

The paper is the first to use a COR‐based framework to understand how shift scheduling leads to decrements in employee well‐being. Given the common use of shift work in practice, such findings may be critical in effective shift work design such that shifts have less negative impact on family life and less longer term impact on employee strain.

Abstract

Purpose

This paper explores how hub-firms in a regional industrial cluster orchestrate resources to enhance the innovation capabilities of member firms and how this role changes as innovation projects develop. The work advances our understanding of how innovation-oriented clusters can drive the collaboration process, support the development of member capabilities and achieve desired outcomes.

Design/methodology/approach

The research utilises exploratory case studies within an innovation cluster, where a hub-firm brings together different players for specific innovation projects. Using resource orchestration theory, the paper analyses six project cases to reveal the shifting roles and activities related to structuring, bundling and leveraging different resources for innovation capabilities particularly associated with improved quality and reputation for the firms and region.

Findings

The study reveals the important role played by the cluster hub-firm in structuring, bundling and leveraging resources to create and fund project teams. After project formation, a team member takes the role of an orchestrator to bundle further and then leverage the resources to achieve desired outcomes for the team and the region.

Research limitations/implications

This work focuses on a wine industry but has implications for the success orchestration of other regional industrial clusters. Also, the lack of hub-firm interaction during the project process provides an opportunity to consider mechanisms for better guidance of the project team.

Practical implications

There are implications for practitioners for participating in and further improving the collaborative innovative process.

Social implications

Policymakers can benefit from the study as the required practices for stimulating innovation capabilities and economic development in a region are discussed.

Originality/value

This research enhances understanding of the hub-firm's role in a regional cluster not only in orchestrating resources to create collaborative innovation projects but how the role shifts over time.

Abstract

This chapter describes the change efforts and action research projects at a Dutch multinational which, over a period of 25 years, produced in one of its businesses a zigzag path toward collaborative leadership dynamics at the horizontal and vertical interfaces. The chapter also identifies the learning mechanisms that helped achieve this transformation. Changing the patterns at the vertical interfaces proved to be a most tricky, complex, and confusing operation. The data show that organizations need hierarchical interfaces between levels, but are hindered by the hierarchical leadership dynamics at these interfaces. The data furthermore show that competitive performance requires more than redesigning horizontal interfaces. A business can only respond with speed and flexibility to threats and opportunities in the external environment when the leadership dynamics at agility-critical vertical interfaces are also changed.

Abstract

Purpose

The purpose of this paper is to extend research on contemporary forms of oversight surrounding professional work in an era characterized by increased skepticism regarding professional claims and the rise of independent regulatory authorities. The authors investigate the interplay between key actors as well as the shifting role boundaries in a distinct regulatory space, following the introduction of a new public oversight framework.

Design/methodology/approach

The analysis draws on the notions of regulatory space and boundary work to better understand the development of independent audit oversight in France. The authors adopted an interpretive approach to conduct a longitudinal case study based on 33 interviews and documentary data produced from 2003 to 2012.

Findings

The study provides a narrative of the boundary work carried out by the French audit profession as it tried to reinvent its role in the new regulatory order. In the case, boundary work engendered a hybrid regulatory pattern, named “co-regulation,” reflecting both the logic of independent regulation and the logic of self-regulation. The main consequence of this is that zones of mutual involvement were constructed – thereby suggesting that to become a reality, independent oversight of professional work needs to accept some operational dependence from professionals.

Originality/value

The study illustrates the elusiveness of boundaries surrounding actors’ role within contemporary forms of professional regulation. More generally, hybrid development suggests that professions are proactive and, to some extent, successful when it comes to developing alliances and manipulating changes within their regulatory space.
