Abstract
Purpose
This paper aims to evaluate the impact of experiential learning, goal setting, peer coaching and reflective journaling as a combined strategy to influence leadership development.
Design/methodology/approach
Subjects participated in a university based leadership development program over two years. Four focal units of study were undertaken. Participants set development plans based on their learning and implemented them over eight weeks with the support of a peer coach. A pre, mid‐ and post‐ 360‐degree assessment was undertaken to measure changes in leadership competency. Learning outcomes and coaching reports were also submitted and evaluated qualitatively.
Findings
A progressive increase in leadership competency was report by participants and their work colleagues in the 360‐degree data. Qualitative data revealed a range of learning outcomes that elevated their leadership competency.
Research limitations/implications
The results of this research provide a model for further investigations into how training can be structured to promote transfer of training.
Originality/value
Considering the investment being made by organizations into leadership development, this research provides a strategy for increasing return on investment in leadership development.

Abstract
Purpose
The purpose of this paper is to explore the manager as coach (MAC) role as an organisational development strategy, in particular, aspects of the relationship between manager and employee that make it successful. The purpose of the MAC in the business context is to help employees consider how they might work and behave differently with more effective behaviours that produce better outcomes, without a reliance on the formal authority the manager possesses.
Design/methodology/approach
A qualitative case study approach was adopted in which individuals shared their experiences as MAC and/or as an employee receiving coaching from a manager in an asynchronous online discussion forum. These discussions were then qualitatively analysed.
Findings
The findings illustrate the complexity of the MAC role and why many managers fail in this role, leading to a loss of engagement and motivation of staff. Similarly, factors, which strengthen the relationship between the MAC and employee, such as trust, shared values, and benevolence lead to success in this organisational relationship.
Practical implications
Managers need to understand how to operate as a MAC to elevate organisational performance. Similarly, organisational developers need to understand what is required in training programs to develop managers into coaches if they are to employ this strategy successfully.
Originality/value
This practitioner oriented paper builds upon a case study, which explores the MAC role and integrates the findings with contemporary knowledge on performance management and coaching.

Abstract
In this chapter, the authors explore emotional discomfort and the use of live polling to enable business leaders on executive education leadership programmes to move beyond their emotional comfort zones, to facilitate self-awareness and enhance reflective practice. Openly acknowledging and discussing one’s leadership weaknesses produce emotions which are not always easily shared, especially among business leaders. Yet, identifying emotions and acknowledging discomfort is key for reflective practice and a common failure in many leadership development programmes (LDP). The authors reflect on their experience in designing and delivering a custom LDP commissioned by a UK-based corporate client. The authors draw on the pedagogy of discomfort, emotions in leadership development, and the use of audience response system (ARS) technology to enable and facilitate the development of learner self-awareness.

Abstract
Purpose
The “Germanwings” air crash in 2015 in which 150 people were killed highlighted the challenges pilots working in the aviation industry face. Pilots regularly work for extensive periods in inhospitable and high-pressure operational conditions, exposing them to considerable work-related stress. This has raised calls for a more systemic cultural change across the aviation industry, championing a more holistic perspective of pilot health and well-being. The study aims to explore how peer coaching (PC) can promote an inclusive psychosocial safety climate enhancing pilot well-being and can mitigate hazardous attitudes and dysfunctional behaviours.
Design/methodology/approach
Adopting an interpretative phenomenological analysis (IPA), semi-structured interviews and questionnaires were conducted with military and civilian peer coach/coachee pilots and key industry stakeholders, totalling 39 participants. The research provided significant insights into the perceived value of PC in promoting both pilot health and mental well-being (MW) and flight safety across the aviation industry.
Findings
The study highlights four key PC superordinate themes, namely, coaching skills, significance of well-being, building of peer relationships and importance of confidentiality and autonomy. Such combined themes build reciprocal trust within peer conversations that can inspire engagement and effectively promote personal well-being. The contagious effect of such local interventions can help stimulate systemic cultural change and promote a positive psychosocial safety climate throughout an organisation and, in this case, across the aviation industry. This study provides a PC conceptual framework “Mutuality Equality Goals Autonomy Non-evaluative feedback, Skill Confidentiality Voluntary Supervisory (MEGANS CVS),” highlighting the salient features of PC in promoting MW.
Research limitations/implications
The study highlights the salient features of PC and its role in promoting peer conversations that enable personal transition, openness and acceptance. This study also highlights how PC and well-being can be used to encourage inclusivity and engagement, thereby strengthening institutional resilience.
Practical implications
This study highlights how PC that can assist HRM/HRD professionals to embed a more inclusive and salutogenic approach to MW that can reshape organisational cultures. This study highlights the significance and link of workplace stress to hazardous attitudes and dysfunctional behaviours. It further notes that whilst the MEGANS CVS peer coaching framework has been applied to pilots, it can also be applied across all sectors and levels.
Social implications
This study highlights the value of PC as an inexpensive means to engage at the grassroots level, which not only improves personal performance, safety and well-being but by building peer relationships can also act as a catalyst for positive and deep organisational cultural change.
Originality/value
This study offers the MEGANS CVS framework that exposes insights into PC practice that can assist HRM/HRD professionals embed a more inclusive and salutogenic approach to health and well-being that can reshape organisational cultures. This study highlights the significance and link of workplace stress to hazardous attitudes and dysfunctional behaviours, and whilst this framework has been applied to pilots, it can also have relevance across all sectors and levels. This study calls for a “salutogenic turn,” employing MW and PC to transform organisational capabilities to be more forward-thinking and solution-focused, promoting an inclusive “just culture” where leaders positively lead their people.

Abstract
Purpose
Lens of conservation of resources (COR) theory has been used to study how organizations can create resource passageways for their employees via managers. This has been examined in cross-cultural virtual work teams distributed across time and space within the high-resource loss context of the COVID-19 pandemic.
Design/methodology/approach
Longitudinal field design was used in a transnational organization involving data collection at three times over eight months. At Time 1, qualitative methodology was used to propose a conceptual model. At Time 2 and Time 3, an online survey was used to collect data for 205 virtual work teams across 10 countries in the Asia–Pacific region pre and post “manager as coach” training respectively.
Findings
Using COR theory, the study highlights that “manager as coach” training is an effective resource for managers in the high resource depletion context of the pandemic. Access to timely support increases saliency for the resource-gain spiral and has a cross-over impact on virtual work team outcomes suggesting transferability of resources from managers to subordinates. Also, managers across all nationalities view coaching training as an equally valuable resource.
Practical implications
The study provides evidence for investment in timely and relevant support for managers to positively and swiftly impact virtual work teams during high-resource loss contexts.
Originality/value
The study expands COR crossover theory across space and time dimensions using a longitudinal field research design.

Studies on managerial coaching have documented the challenges and complexities involved. Therefore, this study aims to develop a conceptual framework to understand these challenges.
Design/methodology/approach
This article uses the lens of paradox theory and intentional change theory to develop a conceptual framework to explain that managerial coaching is the source of emergent tensions.
Findings
In this study, four tensions that emerge in the socio-psychological response of the team member and their bi-directional impacts are described, namely, the tensions between change and continuity; autonomy and structure; short and long-term orientations; and authenticity and social influence.
Originality/value
The theory developed in this paper could help researchers design methodologically rigorous studies on managerial coaching effectiveness.

The purpose of this paper is to consolidate the state of the empirical research to date on the relationship between leadership and corporate responsibility.
Design/methodology/approach
The authors conduct a comprehensive, systematic and narrative review of all published quantitative studies that have examined the link between leadership and corporate responsibility broadly defined, and the authors put forward an integrative model encapsulating current knowledge in this domain.
Findings
The authors not only identify validated direct, indirect and moderating effects of leadership on corporate responsibility but also point to gaps in the literature that imply important directions for further research.
Originality/value
The authors aim to make the following contributions to both the leadership and the corporate responsibility literatures. First, the systematic and narrative review in and of itself provides an important consolidation of existing knowledge in both domains. Second, the authors confirm that the preponderance of empirical evidence supports that leadership matters to corporate responsibility efforts in organizations. Lastly, the review provides a comprehensive model of the relationship between leadership and corporate responsibility that has important implications for future research and theory building in this field.

Abstract
Purpose
Frontline service employees’ (FLEs) positive personality traits enhance service experiences, for both employee and customer outcomes. Yet, limited research addresses negative personality traits. Drawing on the emotion regulation framework, the purpose of this paper is to propose a conceptual model in which three negative personality traits – Machiavellianism, psychopathy and narcissism (the so-called dark triad (DT)) – represent antecedents, and FLE emotion regulation strategies (surface and deep acting) are mediators, all of which predict job satisfaction.
Design/methodology/approach
The test of this model includes occupationally diverse samples of FLEs from an individualistic (the USA) and a collectivistic (Japan) country, to assess the potential moderating role of culture.
Findings
The findings suggest that Machiavellianism relates more positively to surface and deep acting in Japan, whereas psychopathy relates more negatively to surface acting than in the USA. Unexpectedly, narcissism exhibits mixed effects on surface and deep acting in both countries: It relates positively to surface acting in the USA but prompts a negative relationship in Japan. The positive narcissism–deep acting relationship is also stronger for Japanese than for US FLEs. These findings help specify the effects of negative personality traits on important employee outcomes.
Originality/value
This is the first study that relates service employees’ DTs with emotional labor resulting in new avenues for further research. The findings are managerially relevant because they help specify the effects of negative personality traits on important employee outcomes.
