Abstract

It has been argued that the social and informational cues within the work environment need to be investigated to better understand and identify a nomological network underlying the psychological contract construct. This study is one of the first to investigate how employees may use social and informational messages and cues in the work environment to formulate and place meaning behind their employee employer exchange relationship. We present a model that examines specific dimensions of employees’ psychological climates that may serve as a basis for understanding their contract with their organization. Three hundred and seventy employees from a variety of organizational settings completed measures of their climate (role characteristics, job characteristics, workgroup and social environment, leader behaviors, and organizational and subsystem attributes) as well as their perceptions of their psychological contract. The model and proposed relationships were tested through a series of hierarchical regression analyses. Results revealed that role characteristics were associated with the workload and clarity components of the contract while job characteristics were related to the work variety, work importance, and autonomy contract factors. Workgroup and social environment dimensions were related to the contract components of social interaction and work conditions and leader behaviors were associated with the feedback contract factor. Finally, organizational and subsystem attributes were linked to the compensation, benefits, security, advancement, development opportunities, fairness, and interpersonal factors of an employee’s psychological contract. Study contributions and limitations as well as directions for future research are discussed.

Abstract

Purpose

The purpose of this paper is to identify and understand the dynamics among perceptual gap of work environment between a supervisor and subordinates; personal psychological capital; self-directed behavior in a non-Western manufacturing work context.

Design/methodology/approach

This study investigated 288 dyadic relationships between supervisors and subordinates from 43 technical teams that came from six different large automotive part manufacturing companies in South Korea. Sobel test technique was mainly used to examine the effects of the perceptual difference of work environment.

Findings

The results indicated that the supervisor’s perceptual gap of work environment from subordinates had a negative association with their self-directed behavior, B = 0.233, SE = 0.103, p = 0.023. On the other hand, the negative effect of supervisor’s perceptual gap showed the competitive mediation effect through an indirect path to the positive psychological capital (PsyCap), Sobel B = 0.126, SE = 0.061, p = 0.037. This finding showed that providing a high level of autonomous work environment is not sufficient to get employees to show a high level of self-directed behavior if the perceptual gap is not well managed.

Originality/value

Adding to the existing research that studies self-directed behavior or proactive behavior in the Western high-tech or service work context, this study extended our understanding about the impact of the perceptual gap of work environment in the hierarchical and highly standardized non-Western manufacturing context.

Abstract

Purpose

The purpose of this paper is to compare the explanatory power of two theoretical frameworks in regard to the work engagement of 312 Queensland teachers from non-government schools. The first theoretical model is the job demands-resources (JD-R) theory which suggests that work engagement will be evident if people report an abundance of resources in their work environment. The second perspective is self-determination theory (SDT) which suggests that work engagement will be evident if people are able to satisfy their personal psychological needs within the work environment.

Design/methodology/approach

The current research collected data from the same participants on two occasions with a six-month interval. Hierarchical multiple regression analyses were conducted to test the research hypotheses both cross-sectionally and longitudinally.

Findings

It was found that the SDT provided the more compelling explanation for work engagement, in that career satisfaction (rather than job satisfaction) was a robust predictor of work engagement, although some evidence was also found for a contribution of the psycho-social work environment (supporting the JD-R model) in teachers’ work engagement or burnout. It was concluded that these two theoretical perspectives are compatible.

Practical implications

It is recommended that future studies of work engagement include some measurement of people's satisfaction that the career they have chosen fulfils their personal aspirations.

Social implications

The theories of SDT (work engagement as a fulfilment of psychological needs) and JD-R (work engagement as a balance of job demands and resources), while coming from different directions appear to be compatible, with each perspective enriching the other and affording administrators a more complete understanding of dynamics affecting the psychological health of teaching staff.

Originality/value

Previous work involving the JD-R and work engagement has focused on the immediate psycho-social environment of the workplace. The current research finds that career satisfaction predicts all dimensions of work engagement in cross-sectional analysis and over time. This supports insights from SDT and suggests that a more complete understanding of the dynamics of work engagement must include people's opportunity to redress psychological needs within the workplace.

Abstract

Purpose

This study examines the role of psychological safety as an antecedent to meaningful work and as a mediator between transformational leadership (TFL) and meaningful work. Additionally, it explores customer incivility as a precursor to psychological safety and as a moderator in the relationship between psychological safety and meaningful work.

Design/methodology/approach

Data from 368 hotel employees in Bangladesh were purposively sampled and analyzed using SmartPLS.

Findings

Psychological safety positively predicted meaningful work and served as a mediator in the nexus between TFL and meaningful work. Additionally, customer incivility was identified as a negative predictor of safety and acted as a moderator, reversing the association between psychological safety and meaningful work.

Practical implications

TFL exhibits mixed correlations, being negatively associated with meaningful work but positively linked to psychological safety. Therefore, workplaces should prioritize cultivating a psychologically safe environment and minimizing customer incivility to increase meaningful work.

Originality/value

The results add value to the conservation of resources and self-concept theories by examining the mediating role of psychological safety and the moderating influence of customer incivility from the perspective of hotel employees.

Abstract

Purpose

This paper has two main purposes. One purpose is to examine the mediating role of affective commitment in the relationship between psychological climate and contextual and task performance. Another purpose is to conceptualize and measure the psychological climate.

Design/methodology/approach

Data were analyzed using a sample of 514 employees working in 12 public sector companies in India. Partial least squares (PLS) technique was used to test the proposed research framework.

Findings

The results of this study revealed that affective commitment has a mediating role in the relationship between psychological climate and contextual performance as well as between psychological climate task performance.

Research limitations/implications

The findings of this study augment the theory of psychological climate by suggesting that individuals perceiving high a psychological climate are likely to have the high affective commitment that ultimately leads to higher performance.

Practical implications

Public sector companies are encouraged to provide a favorable psychological climate that can emotionally commit the employees to perform well.

Originality/value

This study is one of its kinds to overcome the limitations of the earlier studies such as in examining the effect of higher-order psychological climate on task and contextual performances.

Abstract

Purpose

The purpose of this paper is to examine the relationships between team psychological safety and team performance and to test the mediating effect of learning orientation and moderating effect of psychological empowerment on that relationship.

Design/methodology/approach

Data were collected from 50 teams and 345 team members from 20 different organizations. The moderated mediation analysis of psychological empowerment was tested using hierarchical regression analysis (PROCESS Macro) in SPSS.

Findings

The results show that higher the psychological empowerment, higher is the effect of psychological safety and learning orientation on team performance. Results supported the moderated mediation analysis of psychological empowerment.

Practical implications

Given that psychological empowerment and learning orientation of team members will effect team performance, organizational efforts to foster psychological empowerment should be rewarding. Focusing on channelizing team psychological safety to improve team members’ relationship, openness and comfort with each other will increase team performance.

Originality/value

The study incorporated learning orientation and psychological empowerment to redefine the relationship between psychological safety and team performance.

Abstract

Research on perceptions of organizational politics has mostly explored the negative aspects and detrimental outcomes for organizations and employees. Responding to recent calls in the literature for a more balanced treatment, we expand on how positive and negative organizational politics perceptions are perceived as stressors and affect employee outcomes through their influence on the social environment. We propose that employees appraise positive and negative organization politics perceptions as either challenge or hindrance stressors, to which they respond with engagement and disengagement as problem-focused and emotion-focused coping strategies. Specifically, employees who appraise the negative politics perceptions as a hindrance, use both problem- and emotion-focused coping, which entails one of three strategies: (1) decreasing their engagement, (2) narrowing the focus of their engagement, or (3) disengaging. Although these strategies result in negative outcomes for the organization, employees’ coping leads to their positive well-being. In contrast, employees appraising positive politics perceptions as a challenge stressor use problem-focused coping, which involves increasing their engagement to reap the perceived benefits of a positive political environment. Yet, positive politics perceptions may also be appraised as a hindrance stressor in certain situations, and, therefore lead employees to apply emotion-focused coping wherein they use a disengagement strategy. By disengaging, they deal with the negative effects of politics perceptions, resulting in positive well-being. Thus, our framework suggests an unexpected twist to the stress process of politics perceptions as a strain-provoking component of employee work environments.

Abstract

Purpose

Drawing on self-concept theory, this study evaluates the mediating effects of employees' psychological states on the relationship between human resources (HR) practices and employee engagement.

Design/methodology/approach

Through random sampling, 434 customer-contact frontline employees from five-star hotels in Malaysia participated in the cross-sectional survey.

Findings

The results produced by the Smart-PLS (partial least squares) indicate that HR practices positively and significantly influence employees' psychological states of safety, meaningfulness and availability. All these psychological states also exert positive influences on employee engagement (organisational and work engagement). Safety and availability mediate the links between HR practices and employee engagement, but not meaningfulness.

Practical implications

HR practices and employees' psychological states are necessary in ensuring positive employee outcomes and improving customer service provision.

Originality/value

The findings contribute to the further extension of self-concept theory and employee engagement by incorporating the mediating roles of employees' psychological states in the relationships between HR practices and employee engagement.

以SmartPLS (偏最小平方)取得的研究結果顯示、人力資源做法正面地影響著員工的安全感、工作給予的意義和感知的組織支援;而且,這些心理狀態,均會對員工的敬業度(對組織的自豪感及對工作的投入)起著正面的影響。另外,安全感和感知的組織支援在人力資源做法與員工敬業度之間的聯繫上、起著仲介之效應;唯工作給予的意義則沒有這個效應。

研究的原創性

研究結果進一步伸展了自我概念理論及員工敬業度方面的論述,這是由於本研究把員工心理狀態所扮演的中介角色,納入人力資源做法與員工敬業度的聯繫中。

研究給予的啓示

若要確保積極的員工成果及提供更佳的顧客服務,有效的人力資源做法和正面的員工心理狀態是不可或缺的。

Abstract

Purpose

The purpose of the study to explain employees' “perception of change” from the socio‐psychological and behavioural point of view, and the consequences of this for the employee's ability to adopt new environments.

Design/methodology/approach

This study is implemented using a three phase‐longitudinal approach which was conducted over a one‐and‐a‐half‐year period in order to monitor the process of place attachment (and detachment), starting two months before the relocation and ending four months after relocation. Interpretative phenomenological analysis is used for analysis and interpretation of the qualitative data.

Findings

The relationship between physical environment and social and environmental psychology has been the central issue. In workplace change, while the attachments that no longer work for people are broken, there is a need to build new connections, which can support people through this transition.

Research limitations/implications

There are pragmatic and strategic resource management implications arising from the study. Further study of affective relationships that all employees have with their workplace will aid in appropriately designing and managing facilities (services and programme).

Originality/value

The previous studies indicate that the existing literature lacks a unifying framework for understanding the relationship between people and places and the emotional significance of the physical environment for regulating the employees' work behaviours. Having exposed the inadequacy of workplace change management approaches in explaining and understanding the employees' resistance to change in their experience of the move process, considering place attachments in workplaces proposes a reappraisal of both employees' experience and evaluation of the move process. It provides a comprehensive framework for understanding the significance of employees' attachments to their workplace and offers guidance on managing workplace change from procurement, design to provision of workplaces.

Abstract

Purpose

The purpose of this paper is to explore the role of lifestyle orientation and perceived organizational functioning in psychological empowerment perceptions of information technology (IT) professionals.

Design/methodology/approach

This study is a cross‐sectional survey of 242 IT professionals across ten software product and services companies based in India. Established scales of the research instruments were used for data collection.

Findings

Findings indicate that professionals with aggressive, individualistic and resistive lifestyle orientation are likely to feel more psychologically empowered. Organizational functioning is also found to have a strong effect on psychological empowerment perceptions of IT professionals.

Research limitations/implications

Use of self‐reported measures for all the variables may cause desirability bias on the part of participants. Future studies may explore demographic differences and incorporate empowerment climate as well.

Practical implications

Insights from the study would help organizations facilitate employee performance using the empowerment tool and consequently gain competitive advantage by retaining skills and experience within the organization rather than outside it.

Originality/value

Studies of such nature being few in the Indian IT context, findings present both opportunities and challenges for IT human resource managers and can also be taken up for future research work.
