Abstract

Purpose

To draw on a structured review of the literature on formalised mentoring programs for principals with the purpose of exploring their nature and the positive and negative outcomes for the parties involved.

Design/methodology/approach

The methodological approach utilised in this paper was a structured review of the literature which is a pre‐determined set of criteria, namely a set of coding categories, used for analysing research papers. Forty research‐based papers constituted the structured review and major coding categories utilised in this paper were positive and negative outcomes of mentoring programs for mentors and mentees and factual data relating to the research focus of the sample.

Findings

Both positive and negative outcomes of mentoring were reported in the 40 research‐based papers, with substantially more papers reporting positive outcomes. Frequently cited positive outcomes for mentees included support, sharing ideas and professional development, while, for mentors, networking, professional development and the opportunity to reflect were noted. Frequently cited negative outcomes for mentors and mentees were lack of time to undertake mentoring and personality or expertise mismatch.

Practical implications

The findings highlight the necessity for planners of programs to ensure that mentors are trained; the matching process is executed to eliminate potential incompatibilities; and time for mentoring is factored into program implementation.

Originality/value

The major contribution of the paper is that it makes a strong claim about the specific outcomes of mentoring programs for principals, thereby providing a clearer picture regarding its potential as well as its caveats.

Purpose

The purpose of this paper is to examine the perceived efficacy of a US-based national principal mentor training program.

Design/methodology/approach

A sample of 370 protégés who received services from principal mentors in a national mentor internship program were invited to complete an electronic survey. Responses were obtained from 54 protégés.

Findings

The 54 respondents rated the mentor program highly, indicating that mentors were well prepared, good listeners, and instrumental in strengthening their instructional leadership.

Research limitations/implications

This study provides preliminary information on the perceived efficacy of the program. To more fully understand the needs of new principals and the value of varying mentor approaches, follow-up interviews, a research design that provides for data to be disaggregated by specific mentor trainers and dates/locations of training sessions, and comparative data from protégés supported by mentors prepared by other programs are needed.

Practical implications

Protégés reported high job satisfaction and recommended the program to others.

Originality/value

New principals reported that the principal mentoring was critical to their adjustment and success during their first year. This is the only known principal mentor program requiring a nine-month internship. The outcomes revealed the value of evaluating perceptions of protégés for continuous quality improvement.

Abstract

Purpose

The purpose of this paper is to define and describe the mentoring mindset in a protégé. The central research question was: What constitutes a mentoring mindset in a protégé who is poised to receive maximum benefits from a mentoring relationship, as described by the mentor?

Design/methodology/approach

A phenomenological approach was used to conduct this study. Interviews were conducted with veteran school principals who were trained mentors, assigned and paired with newly appointed principals for a year of mentoring. The identification of the phenomenon of the mentoring mindset of the protégé was derived from the mentors’ perspectives of their protégés’ behaviors, dispositions, attitudes, and competencies, as they were conveyed in the research interviews.

Findings

A definition of the protégé's mentoring mindset was created after analysis of the interview data, and indicators of the presence and absence of the mindset were formulated into a Protégé Mentoring Mindset Framework that provides information on protégé competencies. The protégé with a mentoring mindset takes initiative, possesses a learning orientation, has a goal orientation, is relational and reflective. Conversely, the protégé who does not have a mentoring mindset lacks initiative, lacks a learning orientation, a goal orientation, and is not relational or reflective.

Research limitations/implications

One limitation of the study is that it only gathered the perceptions of the mentor, but the protégé is the one being described. This, however, is consistent with other studies of protégé competencies. The study was conducted with a specific population (school principals) in a southern state of the USA. Hence, it cannot be assumed to be generalizable to other populations or fields of study. Replication of this research in other settings is suggested, so that the Framework can be further affirmed, disconfirmed, or augmented. Implications of this research could be that the Mentoring Mindset Framework can be used for considering the varied competencies of the protégé, and can be used in both mentor and protégé training.

Originality/value

To this researcher's knowledge, there has not been a Protégé Mentoring Mindset Framework of competencies created in mentoring research.

Abstract

This chapter presents an integrated model of principal preparation featuring full-time internships and enquiry-based coursework. The development of the full-time internship component is the result of an award of a US DoE School Leadership Program grant in 2008 to expand and enhance the Ritchie Program for School Leaders, a collaborative principal preparation program between University of Denver and Denver Public Schools. The integration of Shulman’s (2005) model of practical, cognitive, and moral apprenticeships for professional education provided the foundation of the design and implementation of full-time internships through this collaborative partnership for principal preparation. Collaboration among interns, host principals, district leadership, and university faculty provides the focus, means, and structures of learning. This chapter describes the evolution of the Ritchie Program for School Leaders through features and initial impact of full-time internships and offers lessons learned about mentoring aspiring leaders.

Abstract

Purpose

The purpose of this paper is to explore the mentors’ knowledge gained of eight Chilean mentors during their first experience working within a formal mentoring program supporting novice school principals.

Design/methodology/approach

This study uses a qualitative approach. Research design, data collection and data analysis comprise an interpretative approach to aid the understanding of the learnings and personal processes involved in the mentoring experiences of mentors. For that the authors have coded 280 reflection sheets from the whole process of mentoring.

Findings

Mentors learn how the system works, how the school context offers opportunities and limitations for novice school principals, how they themselves perform their role and what professional strategies are effective for supporting new principals. In practical terms, mentors learn the relevance of being a good listener, critical friend, guide, supporter, respondent and source of knowledge.

Practical implications

Mentoring is an important professional activity that can promote the retention of principals and improve their organization and professional socialization within schools.

Originality/value

This is the first study presenting a formal experience in mentoring in Latin America.

Abstract

Purpose

When assistant principals experience positive mentoring and professional development, they can obtain valuable knowledge and leadership skills from these learning opportunities. To better understand the formal and informal mechanisms assistant principals use to expand their knowledge and skills, the purpose of this paper is to examine important advice mentors provided for them and the professional learning activities that prepare them for their school leadership roles.

Design/methodology/approach

Semi-structured interviews with 69 elementary, middle, and high school assistant principals were conducted. Questions focused on the advice mentors have provided and significant learning experiences that have aided in their growth as school leaders.

Findings

Results reveal that assistant principals greatly appreciate insights from mentors about how to enhance decision-making skills, improve people and communication skills, reflect on their personal qualities and capabilities, and clarify their values and beliefs. Their preferred means for professional growth is to work with former and current administrators they trust and respect.

Originality/value

This study goes beyond examining the structural and procedural aspects of mentoring by describing highly valued advice provided by mentors affecting assistant principals’ professional development and growth. For mentoring to be effective, this study suggests that mentors should provide opportunities for assistant principals to develop their decision-making, people, and communication skills as well to clarify their personal capabilities, values, and beliefs.

Abstract

Purpose

Studies uniformly portray the assistant principal (AP) position as challenging given a number of systemic issues that negatively impact job satisfaction and performance. Mentoring has been proposed as a way to redress these problems. The purpose of this paper is to illuminate an alternative to traditional mentoring and make recommendations for how to utilize this approach in supporting APs and principal interns.

Design/methodology/approach

The authors employ a retrospective and conversational approach, sharing incidents and interactions from their professional experience and making connections to existing research literature. The authors explain the relevance of three concepts developed in relational cultural theory (RCT) including: interdependent self-in-relation, growth-fostering interactions, and an exploration of systemic power.

Findings

The narrative exposes the ambiguity of school leadership and its toll, as well as how relational mentoring facilitates integration and making sense of challenging experiences for improved coping. Barriers in communication are described and the ways relational mentoring addresses these weaknesses by building trust, recognizing the expertise of mentor and protégé, and encouraging protégé empowerment and judgment.

Research limitations/implications

Potential research limitations such as inaccuracies in recall, reliance on a single method, and hindsight bias are recognized and addressed to reduce their threat.

Practical implications

RCT may provide ways to develop and structure more effective mentoring programs and educate both aspiring leaders and their mentors in their work together to provide for leadership development.

Social implications

Improved mentoring practices have the potential to help APs socialize into the role more quickly and become more effective school leaders.

Originality/value

The authors describe the use of RCT in a new context. The paper provides insights and guidance for APs, principals, principal interns, and leadership preparation faculty to offer a pathway on which to prepare the next generation of school leaders equipped with the desired competences and experiences to transform schools.

Abstract

Purpose

The purpose of this paper is to exploratory small-scale study is to examine the intertwined leadership and followership aspects of the roles performed by school-based mentors in the Republic of Ireland.

Design/methodology/approach

In order to investigate mentor teachers’ perceptions of their role with reference to leadership and followership in their school contexts, a questionnaire was distributed to the full cohort of 56 mentor teachers who participated in the National Programme for Teacher Induction. Semi-structured interviews were also conducted with four mentor teacher facilitators from different regions across Ireland who were also mentors in their respective schools.

Findings

The findings from this exploratory small-scale study suggest that the hierarchical nature of the school context influenced mentor teachers’ perceptions of their leadership and followership roles. They regarded themselves as leaders in a general sense and considered that all members of staff had something to contribute to the leadership process in the school. However, the school context moderated their own perceptions about their individual approaches to leadership. Participants in this study were unclear about the term followership and were reluctant to use it. They considered themselves to be performing a supportive role in the hierarchical structure of the school context.

Research limitations/implications

As this is an exploratory qualitative study with a small sample size in a country where the role of a mentor teacher in schools is a relatively new concept, the findings should be interpreted with caution. Future research would benefit from multi-method approaches to data collections that examine variations in followership perceptions from individuals prior to becoming mentors in order for comparisons to be made.

Practical implications

The practical implications of this study from a management perspective suggest that followership needs to be considered very carefully in school contexts as a way of contributing to the co-construction of leadership which engages all members of staff. It is clear that there is a need to move away from hierarchical interpretations of middle management posts of responsibility. More emphasis should be placed on the ways in which teachers construct their roles within schools as this impacts upon leadership processes and organizational effectiveness. Equally important is an open acknowledgement of the tensions involved in developing such roles and responsibilities.

Originality/value

Followership is not researched widely in schools, particularly with reference to the role of mentor teachers. This is an interesting group as the very nature of their work involves maintaining boundaries and managing multiple relationships. They are generally collaborative in their approach and are well placed to co-construct leadership with their colleagues and their principals with appropriate supports in the school context.

Abstract

Purpose

This study attempts to describe mentors' perceptions of their ethical dilemmas, the derived mentor roles, and the ethical guidelines suggested by mentors, with reference to previous studies exploring the mentors' multifaceted roles.

Design/methodology/approach

A total of 60 mentors participated in a two‐phase study: the mentors were asked to submit descriptions of their ethical dilemmas to the study web site, and submissions were then discussed in focus groups. A four‐stage coding process derived from grounded theory was utilized.

Findings

The findings were grouped by means of the ATLAS.ti 5.0 into five main categories: discretion, caring, accountability, autonomy, and distributive justice. The findings raise three important issues: first, mentors perceive their role mainly as empowering their mentees and perceive their powerlessness as being due to lack of tools for dealing with ethical dilemmas. Second, most mentors' ethical dilemmas involved conflicts with school principals. Third, a large number of mentor roles and several of the derived ethical guidelines are unique to the mentoring situation.

Practical implications

The findings may promote the design of an educational program for mentors that will relate to the ethical aspects of mentoring. Such programs call for the participation of school principals in program development and meetings to help mentors deal with their ethical dilemmas.

Originality/value

While previous studies in mentoring focused on defining mentoring, describing mentors' roles, and suggesting how to build effective mentoring, no study focused on the ethical aspects of mentoring. This study describes mentors' ethical dilemmas, and the unique ethical guidelines that emerged.

Presents some observations from both mentors and protégés who have been involved in a formal mentoring programme at the National Institute of Education in Singapore. Data showed that the mentor/protégé relationship is best initiated in an informal environment away from the school, that mentors should clearly communicate their expectations, that mentoring relationships move through developmental and interpersonal stages, and that the benefits of the relationship are reciprocal for the mentor, protégé, the organization, and the system. Presents some suggestions for mentoring programmes in their early stages of development.
