Abstract

Purpose

The purpose of this paper is to investigate the gender gap in pre-career salary expectations. Five major explanations are tested to explain the gap, as well as understand the relative contribution of each explanation.

Design/methodology/approach

Data were collected from 452 post-secondary students from Canada.

Findings

Young women had lower initial and peak salary expectations than their male counterparts. The gap in peak salary could be explained by initial salary expectations, beta values, the interaction between beta values and gender, and estimations of the value of the labor market. Men and women in this study expected to earn a considerably larger peak salary than they expected for others.

Research limitations/implications

Cross-sectional data cannot infer causality, and the Canadian sample may not be generalizable to other countries given that an economic downturn occurred at time of data collection. Research should continue to investigate how individuals establish initial salary expectations, while also testing more dynamic models given the interaction effect found in terms of gender and work values in explaining salary expectations.

Practical implications

The majority of the gender gap in peak salary expectations can be explained by what men and women expect to earn immediately after graduation. Further, women and men have different perceptions of the value they attribute to the labor market and what might be a fair wage, especially when considering beta work values.

Social implications

The data suggests that the gender-wage gap is likely to continue and that both young men and women would benefit from greater education and information with respect to the labor market and what they can reasonably expect to earn, not just initially, but from a long-term perspective.

Originality/value

This study is the first to simultaneously investigate five theoretical explanations for the gender gap in pre-career expectations.

Abstract

Purpose

Emerging adult women are actively engaged in career and family explorations, amidst changing opportunities and constraints. The purpose of this paper is to investigate whether such women felt they could balance a high-achieving career and a family life, or what has become known in the popular discourse as women “having it all.”

Design/methodology/approach

This qualitative study utilized focus groups to explore subjective perceptions of balancing career and family held by emerging adult women. The sample (n=69) comprised female university students in a large Canadian metropolitan area.

Findings

Thematic analyses unearthed six distinct yet overlapping positions on the possibility of balancing career and family: Optimism (“I can have it all.”), Pessimism (“I cannot have it all.”), Uncertainty (“I am not sure I can have it all.”), Choice (“I don’t want to have it all.”), Pragmatism (“This is what I need to do to have it all.”) and Support (“Will I access the support necessary to have it all?”).

Research limitations/implications

Limitations include the potential of focus groups to elicit group polarization and to lead participants to censor opinions to conform to conversations. Still, the study reveals more nuanced positions held by women than reported earlier.

Originality/value

The study extends prior research by revealing the range of positions held by women toward career and family, highlighting women’s understanding of the complex issues involved and showcasing their awareness of the crucial role of social support.

Purpose

This paper aims to explore and better understand the workplace experiences of young professional women, as they relate to their leadership ambition. Research has shown that women graduate from college with equal or greater leadership ambition than men. By mid-career, however, a significant gender ambition gap emerges, which may be a contributing factor to the gender leadership gaps that persist across all sectors of the economy.

Design/methodology/approach

In-depth interviews were conducted with young American professional women who excelled and had leadership ambition in college. The theoretical framework is the expectancy–value–cost model of motivation.

Findings

Analysis reveals a consistent decline in the young women’s leadership ambition after entering their professional career, stemming from a general sense of dissatisfaction with their jobs, a lack of connection with their organizations’ leadership and culture and an expectation that moving up the ladder would result in a less satisfying personal life.

Research limitations/implications

Although this study is not statistically generalizable to a broader population, the findings are relevant for colleges and universities that prepare women for their careers, and organizations that seek to recruit and retain female talent.

Originality/value

By focusing on the experiences of young professional women, this paper contributes to the exploration of gender leadership gaps as well as to the discussion of policies and programs that may contribute to keeping more women in the leadership trajectory.

Abstract

Purpose

The purpose of this paper is to explore the perceptions of barriers to career progression among female university students. While significant literature has examined career enhancement in the context of employed women, little work has explored the perceptions of future career challenges of females about to enter the workforce and embark on their careers. This study derives its motivation from research findings that confirm that women need additional focused preparation for career advancement opportunities.

Design/methodology/approach

The study used a sample of 484 Indian female university students located in the United Arab Emirates and India. The study uses the established Career Pathways Survey scale (Smith et al., 2012a) to measure the four dimensions Denial, Acceptance, Resignation and Resilience to career progression. Structural equation modeling was used to model the four constructs as indicators of perceived barriers to progress.

Findings

The study finds that among the female students about to embark on their career journey, there is a strong desire toward achieving career success. The model is validated by the use of a structural equation model, and findings indicate that there is a strong sense of Resilience and an element of uncertainty about whether perceived career progression will be satisfying overall. No significant differences were observed in the perceptions across the two geographical locations. The findings suggest that continued efforts in preparing female graduates for career success are warranted.

Practical implications

The Career Pathways Survey may be a useful method to assist young women in identifying their career goals prior to entering the workforce. Interventions through training programs during their higher education may be beneficial in addressing perceptions that might hinder their later career growth.

Originality/value

This paper contributes to the understanding of the perceived barriers to career progression for women. Prior research has concentrated on career progression in the context of employed women. This study extends that work to understand the perceptions of women about to embark on their career journey.

Abstract

Purpose

Although nowadays more women occupy leadership roles, they still are a minority. Because aspiration is a precursor of advancement, examining conditions fostering female leadership aspiration is important. A neglected perspective is the impact of organizational identification. Identification can be argued to foster leadership aspiration because the essence of leadership is the pursuit of collective interests, and identification motivates such pursuits. The paper aims to discuss these issues.

Design/methodology/approach

A cross-sectional survey design with an n=400 fulltime employed men and women, working for various organizations was selected.

Findings

The initial prediction was that identification is more important to women’s leadership aspiration to the extent that gender is associated with communal orientation, because women tend to have stronger communal orientation with associated greater affiliation needs, and organizational identification can be expected to cater to those needs. The communal orientation by organizational identification interactive influence on leadership aspiration was supported. Also, the indirect effect of gender on leadership aspiration via this interactive influence of communal orientation and organizational identification was supported.

Research limitations/implications

Due to the selected survey approach the data are correlational and as a result no reference to matters of causality can be made. Thus (field) experimental data is needed to confirm these findings.

Practical implications

Within the paper the discussion focuses on the importance of creating an environment that is more conducive to organizational identification and as such speaks to the communal orientation – being more pronounced among women – to act in favor of the organization by aspiring leadership positions.

Originality/value

The presented results depict an important step toward understanding how organizational identification and communal orientation interact and how they interact with women’s leadership aspiration.

Abstract

Purpose

Motivated by upper echelon theory, this paper aims to examine the association between gender and the cannabis industry in the USA from both policy and an organizational perspective.

Design/methodology/approach

This paper examines two novel data sets in two legal adult-use cannabis states. First, it examines how city council gender diversity relates to city opt-out measure decisions, barring cannabis operations and forgoing related tax revenues. Second, it examines how management gender diversity relates to organizational performance.

Findings

Results suggest that, from a policy perspective, cities with higher council gender diversity are less likely to propose an opt-out measure to city taxpayers. From an organizational perspective, results suggest that female representation at the highest level is associated with higher sales in the retail sector of the cannabis industry.

Research limitations/implications

Findings are somewhat limited by data availability and may not be generalizable to all adult-use legal states. While the study recognizes the possibility of self-selection bias in the results, robust analyses is performed to limit this possibility. Finally, while the study wholly recognizes that gender is not binary, it is limited to a binary gender variable based on the gender recognition software used in this study. It is also understood that this may not accurately capture the richness of a more inclusive examination of gender.

Practical implications

Results from this study inform communities on the impact of city council gender diversity on policy outcomes and related tax revenue levels. Further, results inform the adult-use cannabis industry on benefits derived from executive-level gender diversity.

Social implications

Evidence suggests that gender diversity has a significant impact on the adoption of legalized adult-use cannabis policy. Social benefits from legalization potentially include increased revenues from taxes, decreased spending on cannabis enforcement, decreased health costs and decreased drug-related violence. Many of these benefits substantially impact communities disproportionally burdened by former prohibition. Additionally, the results indicate that gender is associated with the level of sales within cannabis organizations, generating debate about the possibility of economic performance in the absence of historical executive gender barriers.

Originality/value

This paper provides an initial empirical examination of gender diversity within and around the rapidly evolving adult-use cannabis industry in the USA.

Abstract

Purpose

Although most studies on HPWS focus on various firm-level outcomes, there has been an increasing interest in how employees are affected by HPWS. However, most of these studies use social exchange theory and, based on an idea of reciprocal exchange, implicitly assume that all employees become more affectively committed to organizations using HPWS. Based on social identity theory, the authors argue that management position and gender likely influence how individuals respond to HPWS. Thus, the purpose of this paper is to examine how HPWS affects AC among managers, subordinates, men and women.

Design/methodology/approach

Hierarchical linear model analysis of 356 employees in 26 Swedish small- and medium-sized manufacturing companies.

Findings

In the sample examined, managers and women show increased affective commitment (AC) in organizations using HPWS. For men with non-managerial positions, the results indicate a reversed relationship, i.e. HPWS could actually reduce AC.

Originality/value

The findings indicate the need to consider individual differences when examining the effect of HPWS, and highlight the usefulness of relational-oriented theories when studying the employee outcomes of HRM-systems.

Abstract

Purpose

The existence of disadvantaged sub-populations whose talents are under-leveraged is a problem faced by developing and developed countries alike. Life history data revealed that a large proportion of elite business leaders in the Caribbean emerged from childhood poverty (families subsisting on US$1-2 a day, 40 percent). The purpose of this paper is to examine the key factors supporting the career development of elite leaders from a broad socioeconomic spectrum and both genders in order to build a model of career development for elite leadership.

Design/methodology/approach

Data were collected via in-depth interviews from a deliberately gender-balanced sample of 39 male and 39 female elite business leaders. Thematic analysis identified consistencies across independent interviews and resulted in a model identifying factors supporting pre-career development as key to eventual attainment of elite leadership.

Findings

Findings indicated that in childhood and youth, proactivity plus talent recognition and mentoring by adults enhanced access to early developmental opportunities. Early career mentoring guided talented youth to build personal drive, self-esteem, altruism, and integrity, which created a foundation for developing career capital through values-based action. Altogether, these findings indicate the importance of pre-career relational capital to attainment of elite career success.

Originality/value

Difficult-to-access elite leaders provided rich information emphasizing the importance of pre-career development in childhood and youth to eventual elite leadership attainment. Virtually all of the elites in the sample remember being identified as talented early in life and consider early messages about drive to achieve as well as support received from parents, teachers, and other interested adults to be critical to their success. Hence, a process of talent recognition and encouragement to excel appear to be crucial for connecting young people to important relational capital allowing them to eventually achieve elite status, particularly those individuals hailing from disadvantaged backgrounds.

Abstract

Purpose

Observational learning within the leadership development of managers is under-theorized thus far. The purpose of this paper is to develop a theoretical argument that builds out from a relational leadership perspective to center on processes affecting observational learning.

Design/methodology/approach

The contribution is to draw together research to build a holistic model of observational learning. A further contribution is to apply this model to the context of leadership development.

Findings

The paper examines processes associated with attention, availability, access, attainability, motivation and social comparison with significant others in particular contexts. The paper takes a temporal perspective to examine the ways that such interaction appears to be most prominent at particular times.

Research limitations/implications

The paper concludes by outlining the opportunities for applying this understanding of observational leadership learning within management development arenas and explore future directions for research.

Originality/value

Observational learning has been relatively overlooked. Though the authors often “know” that leaders develop through experience, the role of observational learning in this experience is not well understood. This paper is intended to provide a stimulus for exploring this important area in terms of shaping thinking and designs for management development interventions.

Abstract

Purpose

The purpose of this paper is to investigate whether work values vary across different life and career stages in a sample of Millennials.

Design/methodology/approach

The sample for this study was comprised of 906 Canadian Millennials (born between 1980 and 1994).

Findings

Pre-career and working Millennials varied in terms of the importance they placed on five work values – interesting work, achievement, good co-workers, doing work that helped people and salary – although these differences were small in magnitude. This suggests that Millennials’ work values are relatively stable as they grow older and gain work experience.

Research limitations/implications

A large body of research citing generational differences relies upon cross-sectional studies which compares different generations of individuals at different life stages, thus making it impossible to disentangle whether the differences are a result of generational or life-cycle effects. The findings that the importance of work values shift over the life course suggest that maturation effects may explain only a small portion of these differences in the emerging adulthood phase. This finding is particularly important for researchers who rely on samples of post-secondary students as this is a period of change from both an individual and career developmental perspective.

Practical implications

This research suggests that pre-career Millennials may be attracted to organizations which emphasize a collegial work environment and socially responsible culture. Once they are in the workforce, Millennials can be attracted and retained through attractive working conditions and remuneration. All Millennials are most likely to be attracted to workplaces that provide interesting work, work-life balance, job security and the information workers need to do their jobs effectively.

Originality/value

Developmental psychology and career development literature suggest that transitioning from school-to-work is a major life event. Past research has shown that the importance of work values change across this transition and that this change differs among social generations (i.e. Baby Boomers and Generation Xers), but research to date has not examined this transition in the current, millennial generation (born after 1980). We answer the call for researchers to understand Millennials as they progress in their careers, demonstrate that the shift in work values is different for Millennials, and provide actionable recommendations for managers.
