Abstract

Purpose

The purpose of this paper is to investigate how mentors affect the career satisfaction of protégés. Drawing from the Elaboration Likelihood Model (ELM), the authors propose a dual processing model that considers both cognition and emotion in the relationship between mentoring and the career satisfaction of protégés.

Design/methodology/approach

The study employed a three-stage questionnaire survey to collect data from employees in Chinese enterprises, resulting in a total of 329 valid responses.

Findings

The results showed that mentoring had a significant positive impact on protégé career satisfaction. Additionally, role clarity and positive affect of protégés played dual-mediating effects between mentoring and protégé career satisfaction. Moreover, as a non-mentoring behavior, mentor advice-seeking behavior strengthened the positive impact of mentoring on role clarity and positive affect.

Originality/value

In the study, the authors utilize the ELM as a new perspective to construct a dual-mediating model of protégé role clarity and positive affect to illuminate the mechanism of mentoring on protégé career satisfaction, advancing the literatures of mentoring relationship and career development. Further, the authors put forward the moderating effect of mentor advice-seeking behavior by considering it as a non-mentoring behavior of mentors to deepen the understanding of mentorships. Moreover, the authors attempt to propose the long-term cumulative effect of the dual processing to expand the application of the ELM in interpersonal processes.

Abstract

Purpose

Most past research on formal mentoring has investigated its antecedents, outcomes and benefits with little attention given to what goes on inside the dyadic relationship. The purpose of this paper is to explore the types of mentor and mentee behaviours that are perceived as critical factors contributing to either a positive or negative mentoring experience for the mentee and the mentor.

Design/methodology/approach

Concrete examples of “effective” and “ineffective” mentor and mentee behaviour were collected from the research participants using Flanagan's Critical Incident Technique (CIT). The obtained CIT data were analyzed using forms of open and axial coding. Variants of content analysis were then used for conducting a series of subsequent comparative analyses.

Findings

From a total of 187 coded critical incidents the study identified 11 positive and four negative behavioural criteria of mentoring effectiveness as perceived from the mentee perspective, and nine positive and three negative behavioural criteria of mentoring effectiveness as perceived from the mentor perspective. Comparisons against “theoretical” and “best practice” models and taxonomies of positive and negative mentoring reveal varying degrees of overlap and commonality.

Research limitations/implications

There are two main limitations. First, the number of research participants was at the bottom end of the typical sample range for qualitative research, which means the collection of critical incidents did not reach the point of data saturation. Second, the study explored the “start‐up” and “ongoing” phases of the mentoring lifecycle but not the “end” phase.

Originality/value

The findings provide new insights into mentor and mentee behavioural effectiveness within formal mentoring relationships, and thereby add to a sparse empirical knowledge base in this substantially neglected area of mentoring research. Also, they provide a foundation against which to compare and contrast future empirical research that may be conducted on perceived effective and ineffective mentor and mentee behaviours within formal mentoring relationships.

Abstract

Purpose

Building on findings from research designed to bring to description teachers’ own understandings of what it means to flourish in their work, the purpose of this paper is to show how principals and teacher–leaders in schools are agents capable of building developmental relationships and mentoring cultures that can orient and support teachers toward well-being.

Design/methodology/approach

This conceptual paper is anchored with findings from a multi-year qualitative research project that was designed using perspectives from positive organizational studies and positive psychology scholarship. The research methods encompassed collaborative and generative use of appreciative inquiry and strength-based research activities in school districts in both British Columbia and Saskatchewan, Canada. Data used to build this conceptual paper are from appreciative focus group conversations with teachers and principals over the course of two years. Conversations were recorded and transcribed. Transcripts were thematically analyzed using the research literature framing the study.

Findings

This paper offers four domains of inquiry and a model for flourishing schools that encourages principals and teacher–leaders to develop habits of mind and heart to build developmental relationships in ways that help both mentors and mentees to embody and enact positive, appreciative and generative ways of noticing, nurturing and sustaining the work of teaching and learning; all with aspiration to sustain and enhance the well-being of every member of the school community.

Practical implications

This paper offers conceptual models and storied descriptions that can aid mentors in noticing and nurturing more developmental relationship approaches to mentoring for well-being as opportunities to build mentoring relationships from appreciative and growth-based habits and approaches. As these relationships are built across the school, positive mentoring cultures may foster and grow in ways that promotes a flourishing-for-all approach to teaching and learning.

Originality/value

This paper contributes a different and complimentary perspective to research and practice on mentoring, offering a positive organizational perspective that highlights and promotes the perceived and evidenced benefits of deliberately focusing on what goes well and what provokes vitality in schools. The conceptual models in this paper offer tools for mentors and mentees to develop and foster in others appreciative and positive capacities for positive mentoring.

Purpose

The authors propose a new motivation construct, political self-efficacy, and investigate how and when leader political mentoring influences follower political behavior and promotability through political self-efficacy.

Design/methodology/approach

The authors collected four samples to develop a scale for political self-efficacy and conducted two field studies of leader-follower dyads to examine the model.

Findings

Leader political mentoring enhances followers' political behavior and promotability through increasing their political self-efficacy. These positive indirect effects are stronger when followers have a higher positive political perception.

Originality/value

This study integrates mentoring research with organizational politics literature and theorizes how a domain-specific self-efficacy—political self-efficacy, translates the positive impact of leader political mentoring on constructive behavioral and career-related outcomes.

Abstract

This chapter discusses how attachment theory, a theory that provides insight into the processes through which psychological and emotional bonds are developed in relationships, can be useful for understanding mentoring relationships. We develop a conceptual model emphasizing how attachment-related constructs and their relationships with mentors’ and protégés’ behaviors and emotions influence each phase of a mentoring relationship. Recognizing reciprocity in the mentoring process, the model also explains how the interpersonal dynamics of the mentor–protégé relationship influence the benefits gained by both partners. Propositions for future research on mentoring relationships are provided. We contend that examining mentoring through the lens of attachment theory can increase our understanding of the underlying factors or mechanisms that determine individuals’ involvement in mentoring relationships and differentiate successful from unsuccessful mentoring relationships. The research and practical implications are discussed.

Abstract

This study examined the direct and buffering effects of mentoring on the relationship between adverse working conditions and positive (i.e. intrinsic job satisfaction and career satisfaction) and negative (i.e. the burnout dimensions: emotional exhaustion, depersonalization, and reduced personal accomplishment) employee outcomes. Moderated regression analyses on the data of 1,320 faculty members showed direct effects of mentoring on both positive and negative employee outcomes. Moreover, from the results of testing the buffering hypotheses, it appears that mentoring is possibly not only an important career development and psychosocial resource in prosperity, but also maybe an important tool to improve positive employee outcomes and to reduce burnout when employees are confronted with adverse working conditions. Implications of results and directions for future research are discussed.

Abstract

Organizations have become increasingly interested in developing their human resources. One tool that has been explored in this quest is mentoring. This has led to a surge in mentoring research and an increase in the number of formal mentoring programs implemented in organizations. This review provides a survey of the empirical work on mentoring that is organized around the major questions that have been investigated. Then a conceptual model, focused on formal mentoring relationships, is developed to help understand the mentoring process. The model draws upon research from a diverse body of literature, including interpersonal relationships, career success, training and development, and informal mentoring. Finally, a discussion of critical next steps for research in the mentoring domain is presented.

Mentoring processes have been researched extensively, but rarely from a perspective that incorporates issues related to stress. In this chapter, a focus is placed on the common themes and connections between these two important literature bases. The first part of the chapter describes the mentoring process, including a description of types of relationships, stages of relationship development, and the mentoring exchange. Stress research is presented along with a presentation of research that explicitly examines stress in relationship to mentoring. Specific stress points related to each aspect of the mentoring process will be described and illusted in a conceptual model. The chapter will conclude with suggestions for future research and methods that will enhance both stress and mentoring research.

Abstract

Purpose

This study aims to assess the relationships among tacit knowledge sharing, mentoring and employees’ abilities in the areas of solving the work problems, adaptation to environments and creation of new innovative ideas.

Design/methodology/approach

This study applied quantitative research methods to examine the causal relationships among the key study variables. A questionnaire-based survey developed to evaluate the research model by drawing a convenience sample includes 123 employees working in the selected company headquarters in Jordan. Surveyed data were examined following the structural equation modeling procedures.

Findings

Results revealed that tacit knowledge sharing had a positive effect on employees’ abilities in the areas of adaptation to the work environments and creation of innovative ideas, while there was no an affirmative effect on employees’ abilities in the area of solving the work problems. In addition, the study showed that mentoring had a positive effect on employees’ abilities in terms of solving work problems, adaptation to work environments and creation of new innovative ideas. Furthermore, mentoring had mediated the relationship between tacit knowledge sharing and employees’ abilities.

Research limitations/implications

The findings of this study lay a basis for future studies pertain to the effect of tacit knowledge sharing and mentoring on the employees’ abilities as preconditions for improving organizational performance. These findings would be supported by future research studies, the examining of larger samples of pharmaceutical companies to give deeper meanings and more understandings of the relationship, among key study variables. The authors argue that it is useful to expand the current research by conducting future studies, examining the mediating role of other social learning methods such as storytelling and community of practices on relationship between tacit knowledge sharing and employees abilities.

Practical implications

The current research model will assist knowledge managers and practitioners to take serious decisions pertaining employees’ involvement in the process of tacit knowledge sharing and mentoring as preconditions for superior organizational. As well as, it can be a step forward for conducting further research studies on relationships among tacit knowledge sharing, mentoring and employees abilities.

Social implications

This suggested model may act as a catalyst for continuous improvements to the Jordan pharmaceutical industry in terms of producing high-quality medicines that improve health of humans and the society at large.

Originality/value

Although academic studies on knowledge management showed a positive relationship between tacit knowledge sharing and organizational performance, few studies examined the relationships between tacit knowledge sharing and employees’ abilities as preconditions for superior organizational performance. Furthermore, they ignored to examine the effect of the crucial mediating role of mentoring on the relationship between the two constructs. Therefore, this research tries to fill these gaps appropriately.

Abstract

Purpose

Entrepreneurial mentoring is widely regarded as an effective way to train novice entrepreneurs all over the world. However, the effectiveness of this approach and the determinants are not well understood under country-specific conditions. The purpose of this paper is to build a conceptual framework and use empirical analysis to explore the mentoring effect and its determinants, especially in the Chinese context.

Design/methodology/approach

The paper uses data from 172 young entrepreneurs which had been supported by Youth Business China, Mianyang Office since 2008. The factor analysis and structural equation model have been applied to analyze the data to investigate the quantitative relationship and path of the mentoring effect of entrepreneurship with mentor’s factors, young entrepreneurs (mentees’s factors) and their interrelationship.

Findings

The assessment scores of the entrepreneurship mentoring effect both in experience level and effectiveness level are relatively high, in the satisfactory range. The entrepreneurship mentoring effect, measured by the experience and the performance level, is determined by the coupling interaction of the mentor, the mentee and their interactive relationship. Among them, the mentor’s characteristic, the most important being his/her intention, has the biggest effect on the mentoring effect, significantly bigger than the mentor’s quality and skill. However, the mentor’s intention is not strong as expected. The interactive relationship between the mentor and the mentee also has a significant positive effect on entrepreneurial mentoring effect. The study also discovered the mentee factors have comparatively smaller effect on both the interactive relationship and the mentoring effect. Furthermore, it is found that the absorptive capability and learning intention of the young entrepreneur are relatively weak.

Research limitations/implications

The construction of the index system of this research reflects the overall characteristics of the research objects and their static relationships. Therefore, the dynamic change of the mentoring relationship in different phases of the mentorship has not been taken into account. Also, self-serving bias may exist as this research measures the mentoring effect by the feedback on the mentor’s perception, using surveys completed by the mentees to measure both the mentee’s traits and the mentor’s qualities.

Practical implications

This study provides guidance on how entrepreneurship could be promoted and on how educational institutions in China can make the mentoring process a positive and effective system in order to enhance the mentoring effect.

Social implications

The empirical conclusions of the present study can be applied to other business incubator, entrepreneurship education institutions and for the improvement and promotion of entrepreneurial mentoring system in China.

Originality/value

This paper probes into the mentoring system in the context of China from a new perspective and proposes an original conceptual model to study the entrepreneurship mentoring effect and its determinant.
