Abstract

Purpose

The purpose of this paper is to analyse the impact of a leader’s communication style (LCS) on the quality of interpersonal exchanges between leaders and followers (LMX), and how this translates into the employee’s affective organizational commitment (AOC), in the context of Peru.

Design/methodology/approach

An integrated model of six dimensions is used to measure LCS. Using multiple hierarchical regressions and the Preacher and Hayes mediation model, the study focuses on determining the direct and indirect effect of each of the dimensions on LMX and organizational commitment.

Findings

The dimension preciseness shows a significant direct association to AOC. Four dimensions are significantly related with LMX: expressiveness, preciseness and questioningness with a positive sign, while verbal aggressiveness records an important negative one. The same four dimensions show an indirect effect on AOC through LMX. Emotionality and impression manipulativeness do not record significant results.

Research limitations/implications

The research was carried out with a sample of 253 white-collar Peruvian professionals with high-level studies and managerial experience, which are not necessarily representative of the labor population. This research provides comprehensive evidence on how leaders’ communicative behavior may contribute to desirable outcomes such as employee commitment in a Latin American cultural context, although the findings may apply to other cultures.

Practical implications

This study contributes to clarify that each dimension of the LCS impacts differently on subordinate perceptions; leaders should understand this model and be able to make the necessary adjustments to their communication in order to obtain the desired results of leadership. The leader’s ability to communicate with a style characterized by expressiveness, precision, and questioning makes it easy to build high-quality LMX relationships for Peruvian employees. On the contrary, a communication style characterized by high levels of verbal aggressiveness may negatively affect subordinates, limiting the possibility of building high-quality LMX relationships. This, in turn, affects AOC of employees.

Social implications

This study is a contribution to clarify that each feature of the LCS has a different impact on the perception of the subordinate, for which the leaders should be trained to understand this model and be able to make the necessary adjustments to obtain the desired results of leadership. The leader’s ability to communicate with a style characterized by expressiveness, precision and questioning makes it easy to build high-quality LMX relationships for Peruvian employees. On the contrary, a communication style characterized by high levels of verbal aggressiveness will negatively impact subordinates, limiting the possibility of building high-quality LMX relationships.

Originality/value

The value lies in revisiting the construct “leader’s communication style” to turn it into an instrument for the exercise of leadership. It is a contribution in favor of leaders becoming aware that their own communication style constitutes an instrument of effective leadership and a lever to optimize the commitment of their collaborators toward the organization.

Abstract

Purpose

The purpose of this paper is to explore the structure of leader communication style in the context of organizational change. In doing so, the authors intend to shed more light on how leaders can effectively communicate change projects to their subordinates, which is viewed as the key to implementing change initiatives.

Design/methodology/approach

This paper builds an integrated conceptual model for understanding leader’s communication style and subordinates’ commitment to change. By analyzing subordinates’ different fears of change, the paper further proposes a multidimensional structure of leader communication style in the context of change. The authors then develop a scale to measure these different dimensions and test the relationship between the proposed communication style and subordinates’ affective commitment to change.

Findings

Leader communication style in the context of change is found to be composed of five dimensions: hope orientation, reality orientation, subordinate orientation, support orientation, and enforcement orientation. A cross-level field study of 31 teams and 194 members shows that hope orientation, subordinate orientation, and support orientation are positively associated with subordinates’ affective commitment to change.

Originality/value

This paper identifies a new structure of leader communication style that will lead to a richer understanding of how leaders communicate to their subordinates in the context of change. It also contributes to the leadership literature by implying effective ways of communicating change projects.

Shows that the communication style that team and project leaders use to enhance team creativity is of paramount importance in trying to promote creativity in the workplace. Team leaders need to be trained to exhibit a communication pattern that enhances team creativity, but they should be trained in such a way that team members perceive accurately the message the team leader is portraying. Explains how team leaders can be trained to exhibit a consultative/team‐oriented communication style to enhance team creativity, as opposed to a directive/assertive style, such that team members perceive the team leader’s message accurately. Describes a follow‐up evaluation process, including sample questions for a survey of team members’ perceptions of leader style.

Abstract

Purpose

Although McGregor’s Theory X and Y holds significant attention in literature, research on the managerial assumptions and leadership is very scarce. The purpose of this paper is to examine the influence of a leader’s Theory X and Y managerial assumptions on follower perceptions of transformational leadership behaviors and the moderating role of the leader’s gender in this relationship.

Design/methodology/approach

A total of 108 leaders provided ratings of their Theory X and Y managerial assumptions; 398 followers then rated their leaders’ transformational leadership behavior. To test the hypotheses, moderated hierarchical regression analysis was conducted.

Findings

The results indicated that a leader’s Theory Y managerial assumptions are positively related to the followers’ ratings of transformational leadership behavior while a leader’s Theory X managerial assumptions are negatively related to the ratings of transformational leadership behavior. Furthermore, the relationship between Theory Y managerial assumptions and ratings of transformational leadership behavior are stronger for female leaders than male leaders.

Originality/value

This study provides important insights for leadership literature by depicting how cognitive mental schemas (i.e. Theory X and Y assumptions) and gender influence their transformational leadership behaviors.

Abstract

Purpose

The purpose of this paper is to develop and evaluate a leadership development program with focus on transformational leadership and communication. It is explored whether these aspects of leadership can be trained in the course of a two-day intervention. Furthermore, it is tested if pre-training differences among leaders have an influence on the effectiveness of participating in the leadership intervention.

Design/methodology/approach

In the study, 38 leaders took part in the two-day training session. The control group consisted of 59 leaders. Information was collected from participating leaders’ followers (n=356) on pre- and post-training measures of transformational leadership as well as on communication skills (attentive and impression-leaving style).

Findings

Results show that transformational leadership behaviors improved more after training in the experimental group (EG) than they did in the control group. Also, ratings of the attentive communication style improved more in the EG compared to the control group. Furthermore, participants of the leadership development program benefitted to different degrees from their training. Participants who initially had a medium score showed the best improvement.

Originality/value

The present study advances the scope of leadership development by also considering the trainability of communication skills. Also, insights on the contingency of training effects are provided.

The characteristics which differentiate transactional from transformational leadership are discussed, highlighting the differences between managers and leaders. Four distinct characteristics – the Fours I′s – associated with transformational leadership are described with respect to their evolution and influence on follower development, effort and performance. The advantages of combining transactional and transformational leadership styles into an overall framework of leadership development for leading in the 1990s are also discussed.

Abstract

Purpose

This paper aims to look at some classic business leader communications to assess which ones succeed and which ones fail to meet that standard. From Teddy Roosevelt to Ronald Reagan, from Churchill to Lady Thatcher, we have grown used to the idea that the words of our leaders in times of crisis can change history. Is this also true of business leaders? Can their words transform companies?

Design/methodology/approach

The paper looks at specific leadership communications examples from IBM, Nokia, Starbucks, as well as McKinsey research, to try to tease out the elements of successful leadership communications in company transformations.

Findings

What we found is that successful leadership communications in culture transformations share four principal characteristics: they are authentic to the personality of the leader; they are not one-time communications, but the beginnings of a cascade; they are personally relevant to each individual employee; and they are quickly followed by visible actions springing from the strategic direction set by the leader’s communications.

Research limitations/implications

As a subjective review of a limited number of cases, the elements selected are potentially vulnerable to counter-examples.

Practical implications

The four characteristics of leadership communications isolated in the research can be applied by any corporate leader or communications team to create effective communications in the context of culture transformation.

Social implications

To the extent that corporate leaders adopt these principles, their communications will be more credible to external stakeholders and, by extension, enhance the reputation of business leaders as a whole.

Originality/value

While this subject has been studied by others, the four principles for successful leadership communications have not been articulated in this way before to the best of the author’s knowledge.

Abstract

This study examines Texas FFA officers’ perceptions regarding the traits and characteristics that good followers possess. A content analysis of officer responses to an open-ended question found that these young leaders have a limited level of understanding of what constitutes a good follower. Furthermore, female respondents placed a greater emphasis on supporting the leader and being respectful, whereas male respondents emphasized being a team player. Males also emphasized being involved in the chapter as a desirable trait more often than females. This suggests that females are more focused on ideas that are leader-supportive and males are more action driven. Males focused more on being a team and achievement. The study demonstrates a need to emphasize followership in leader development and education curricula. Youth organizations with similar leadership development programs can better equip their future leaders with the knowledge needed to be a follower-focused leader by teaching them how to identify good followership. As youth organizations become more follower-focused, failure to introduce followership instruction into the leadership classroom is a disservice to students.

Abstract

Purpose

Recent literature has focused on the outcomes associated with employee performance, but how and when it leads to work-related outcomes further is an area that has not gained due attention. Against this backdrop, this study entails investigating the effects of employee performance on their taking-charge behavior through the mediation of leader–member exchange (LMX) and the leader's task-oriented behavior's moderating role.

Design/methodology/approach

Using a questionnaire-based survey design, the study is based on a sample of 304 employees of pharmaceutical companies' sales departments. The two-stage lag approach has been used for data collection, where leader–follower dyads participated in the study.

Findings

The study's findings reveal that better-performing employees are considered in-group members by their leaders, and the presence of high LMX makes employees reciprocate by adopting charge behavior. Furthermore, a leader's task-oriented behavior fosters the performance – LMX and performance – taking charge relationship mediated through LMX, a moderated mediation mechanism exists.

Originality/value

The study offers a novel explanation by considering employee performance as a predictor instead of an outcome variable. Furthermore, recent literature has considered adverse outcomes of performance, while this study considers the positive aspects of employee performance (i.e. LMX and charge behavior). It also offers the role of both employee- and leader-specific factors in determining the LMX relationship.
