Abstract

Purpose

The purpose of this paper is to develop a cross-level conceptual model of organizational- and individual-level outcomes of lesbian, gay, bisexual, and transgender (LGBT)-supportive policies for all workers regardless of their sexual orientation.

Design/methodology/approach

This is a conceptual paper based on an integration of propositions from perceived organizational support and organizational justice theories.

Findings

The model suggests that LGBT-supportive policies should be related to perceptions of organizational support directly and indirectly through diversity climate and perceptions of distributive, procedural, and interactional justice.

Practical implications

The model implies that employees should feel more supported and more fairly treated among firms with LGBT-supportive policies and practices, and that these feelings will be reciprocated.

Originality/value

This is the first paper to develop propositions about the outcomes of LGBT-supportive policies for all workers, and advances the literature by developing a multi-level model of outcomes of these policies.

Abstract

Previous theories discuss how corporate managers can stir anti-discrimination laws away from their initial social goal by managerializing the law. Yet, other actors – notably insider activists – can contribute to move corporate regulations beyond merely symbolic compliance. I demonstrate this influence of activists with three cases studies: (1) LGBT activists for same-sex parental leave; (2) disability rights activists for implementing a quota; and (3) Muslim activists to secure accommodations in French workplaces. Through these cases, I show how activists can move corporate laws beyond compliance, pressure firms to go from merely symbolic to substantive compliance, and analyze mechanisms that explain their unequal success. Bringing together insights from the legal endogeneity theory and social movements theory, I analyze these activist legal intermediaries as actors faced with unequal structure of opportunities, and examine what factors hinder or favor an activist-driven legal endogeneity. I demonstrate the impact of more prescriptive regulations, the institutional power of union representatives (and their alignment with activists’ claims), reputational stakes for companies, and the resources of activists themselves (legal expertise, ability to reframe laws, and informal power within their organizations). Last, I show how activists leverage organizational and legal tools (collective agreement, diversity policies) to induce recoupling between formal commitments and informal practices.

Abstract

Purpose

Drawing on social identity theory and the concept of perceived organizational support, the authors conducted an online, exploratory survey of 150 lesbian, gay, bisexual, and transgender (LGBT) workers in 28 countries to examine whether being LGBT provides a unique perspective in the workplace, if they perceive their employer appreciates this perspective, and what effects this has on perceived discrimination and perceived career advancement. Collectively these questions have implications for work engagement and career prospects of LGBT workers. The paper aims to discuss these issues.

Design/methodology/approach

Multiple regression and qualitative analyses were used to analyze Likert scale questions along with open-ended options.

Findings

The majority of respondents agree that being LGBT offers a unique perspective compared to heterosexual workers. The more respondents agree that they have a different perspective, the more they feel discriminated against. After controlling for demographic variables as well as education, tenure, job level, and disclosure, hierarchical linear regression analyses showed offering a unique perspective increases perceived career advantages. Results also showed increased perceived career advantages if the employer appreciates this perspective. Results of a second regression analysis also showed that a unique perspective is associated with more perceived discrimination, unless their employer appreciates this perspective.

Research limitations/implications

Although single-item measures and a small international sample limit generalizability, rich qualitative responses provide insights into LGBT attitudes across multiple countries.

Practical implications

This study can be applied to future understandings of the diverse nature of LGBT perceptions and attitudes in the workplace.

Social implications

This is one of the first studies to examine LGBT perceptions that they possess a unique perspective that should be valued by employers.

Originality/value

This exploratory study is one of the first to recognize unique LGBT perspectives and examine the relationship between their perspectives and perceived discrimination and career advantages.

Abstract

Purpose

Aims to present a report of a conference held at London Metropolitan University in June 2006 that presented and discussed the findings of a two‐year research project, funded by the Higher Education European Social Fund. The project investigated the experiences of LGB workers following the introduction of the Employment Equality (Sexual Orientation) Regulation 2003 in the United Kingdom.

Design/methodology/approach

The research was a qualitative study carried out in 16 case study organisations, seen as representing “good practice” in the area of employment of LGB workers. The case studies involved: the analysis of company documentation and reports; interviews with 60 management, trade union and LGBT network group representatives, a short survey and in‐depth interviews with 154 LGB employees. The case studies were supplemented by a series of 25 national key informant interviews with individuals in UK organisations representing government, employers, employees, and LGB people charged with disseminating advice and promoting good practice.

Findings

Just over half (57.8 per cent) of the LGB respondents were out to everyone at work. A third (33.8 per cent) were out to some people, while 8.4 per cent said that they were out to very few people or nobody at work. The research indicated that equal opportunities and diversity policies which include sexual orientation; the establishment and promotion of same sex benefits; positive employer and trade union signals; the existence of LGBT groups, the presence of LGB colleagues and LGB senior managers can help LGB people come out. However, LGB people may be prevented from coming out by fears about career progression; lack of visible senior LGB staff; temporary employment status; previous negative experiences of discrimination and harassment; desiring privacy; “macho” or religious attitudes/behaviours of co‐workers.

Originality/value

Little research exists in the UK on the experiences of LGB workers, and this is one of the first studies to focus on the experiences of LGB workers following the introduction of legislation to protect workers against discrimination on grounds of sexual orientation in 2003.

Abstract

Purpose

The paper aims to focus on the activism of lesbian, gay, bisexual and transgendered (LGBT) people and their allies within work organisations. Specifically, it explores whether LGBT trade union groups and company employee network groups provide mechanisms for visibility, voice and activism for LGBT employees within UK organisations.

Design/methodology/approach

This paper is based on in‐depth interviews with 149 LGB employees within 14 UK case study organisations. These took place within four local authorities, three fire and emergency services, two national voluntary sector organisations and five private sector organisations between 2004‐2006. In addition, 55 in‐depth interviews with management, trade union and LGBT company employee network group representatives within the organisations plus analysis of company and trade union web sites and publications provided information on organisation policy and practice. Interviews were conducted using a semi‐structured interview schedule and the data collected were coded and analysed with the assistance of Nvivo software.

Findings

This paper outlines the history of LGBT trade union groups and company employee network groups within the UK. It found that both LGBT trade union groups and company employee network groups have provided important and at times complimentary mechanisms for visibility, community and voice for LGBT employees. However, the paper recognised that LGBT company network groups were relatively “new actors” within the case study organisations and suggests that some early gains may have been those which companies were willing to concede. It concludes that more research will be needed to see whether both LGBT trade union and company employee network groups can maintain their momentum during a time of economic recession as equality and diversity budgets are squeezed.

Originality/value

A decline in trade unions and increasing non‐unionisation despite labour movement revitalisation campaigns has meant that there is growing interest in whether employee network groups can provide meaningful avenues for “employee voice” in both unionised and non‐unionised workplaces. The paper addresses a gap in knowledge by focusing firstly on LGBT activism in the workplace and secondly on the rationale for and development of LGBT trade union and company employee network groups as mechanisms for “employee voice” for LGBT employees.

Abstract

Purpose

Based on authentic leadership (AL) theory and research on lesbian, gay, bisexual and transgender (LGBT) workplace experiences, this study proposes that AL explains variance beyond transformational leadership (TL) in attitudinal outcomes for LGBT managers compared to non-LGBT managers. It is further predicted that core self-evaluations (CSEs) bound relationships between AL, LGBT status and outcomes.

Design/methodology/approach

A time-lagged survey of 193 LGBT and 218 non-LGBT (i.e. heterosexual and cisgender) managers was conducted. The first survey assessed respondents' evaluations of their leadership behavior and CSEs whereas the second survey, conducted one month later, assessed role engagement and career satisfaction.

Findings

Regression and moderation analyses revealed support for the hypotheses. AL seems especially relevant for LGBT leaders, particularly at low levels of CSEs.

Practical implications

Leadership development programmes emphasizing AL could be particularly beneficial for LGBT managers, especially those low in CSEs. Harnessing a leader’s sense of identity could help those who have been marginalized.

Originality/value

The current study proposes, explains and demonstrates that relationships between AL and leader outcomes will likely be different between managers with and without stigmatized identities, in this case those who are (not) LGBT.

Abstract

Purpose

The purpose of this paper is to demonstrate the relevance of intersectional theory (Crenshaw, 1989; Winker and Degele, 2011) in understanding how youth workers name themselves in their everyday lives. An intersectional approach will assist youth workers in developing a clear understanding of their own self as they work with young people from diverse and challenging backgrounds.

Design/methodology/approach

This research takes a qualitative approach, using in-depth interviews with cisgendered, female lesbian, gay and bisexual respondents of different social class, religion, ethnicity and age about their everyday experiences.

Findings

Intracategorical and anticategorical intersectional approaches (McCall, 2005) were used to assist in understanding how these professionals chose to name themselves in their personal and working lives.

Originality/value

The youth work literature, although focussed on the importance of issues of diversity, has not engaged with the ideas of intersectionality. The focus on intersections of sexuality, as well as social class, religion, ethnicity and age, fills another gap in the literature where less attention has been paid to the “category” of sexuality (Richardson and Monro, 2012; Wright, 2016b). These findings will be useful for youth workers and for practitioners and their trainers from a range of professional backgrounds such as therapists, social workers, teachers and health care practitioners.

Abstract

Purpose

Research on the diffusion and adaptation of LGBT diversity management practices has, until now, rarely considered the role of unions in this process; where it has done, the consideration has largely been cursory or tangential. In order to contribute towards overcoming this research gap, the purpose of this paper is to focus more closely on this issue, within the Italian context.

Design/methodology/approach

Theoretically based on the notion of institutional entrepreneurship, the paper analyses the ways in which trade unions contribute to the diffusion of LG-inclusive policies. Empirically this study is based on qualitative interviews with representatives from the unions, LGBT activists and individuals from those companies that have received support from the unions in terms of shaping their initiatives.

Findings

Italian unions act as institutional entrepreneurs in the sexual orientation field by framing the issue of the inclusion of LGBT workers as an issue of including minority groups under the broad umbrella of equality in workplaces, and by cooperating with LGBT associations. The latter provides the unions with two different things. First, with more legitimacy, from the viewpoint of LGBT employees; second, with the specific competencies in dealing with these issues. The accomplishments of the unions consist of arranging single agreements concerning the establishment of “punishment systems” for discriminatory behaviours, rather than promoting inclusion-oriented behaviours within the organization.

Originality/value

This paper highlights the role of unions, and in doing so, focusses on a hitherto marginalized actor in the process of adapting LGBT diversity initiatives. In focussing on the Italian context, it adds an important perspective to a discourse that has previously consisted of predominantly Anglo-American views.

Abstract

This study explores the representation of identity groups and their interests within the labor movement using lesbian, gay, bisexual, and transgender (LGBT) individuals as my case group. The goal is to provide new knowledge about how national and international unions in the United States are responding to sexual orientation. Data on the official polices of the 13 largest national and international unions was collected through a telephone survey of union staff and officials possessing specialized knowledge about their unions’ responses to sexual diversity.

The data collected here was used to test whether structural and demographic arguments regarding union responsiveness to LGBT issues explain the divergences in union initiatives to recognize sexual diversity. The results of this study confirmed earlier research that structural and demographic variables do matter but revealed that it is necessary to go beyond these variables to more fully explain variation in union responses to sexual diversity. Future research needs to explore other factors involving collective agency, history, ideology, and so on and the differences between the social movement unionism rooted in old class politics and one more influenced by the new social movements to understand why unions such as Service Employees International Union (SEIU) are the most responsive to minorities and the most successful in changing union culture as well as practice.
