Abstract

This chapter introduces human resource practices in contemporary knowledge-based organizations of today’s fast moving sectors. Such organizations are called ‘knowledge intensive firms’ (KIFs) which are distinct from traditional organizations as their main focus is innovation. These firms employ knowledge-oriented workers named as ‘knowledge workers’ (KWs) whose main task is to find creative solutions to complex problems and create new knowledge. Knowledge workers are well-educated experts and their nature of work includes complexity, creativity and analytical thinking. Such workers are the most important resource of KIFs, as they own the means of production. In this regard, attracting, retaining and motivating KWs have become crucial for knowledge intense firms to gain competitive advantage. Having these workers in hand, human resource management practices also differ in knowledge-oriented organizations. This chapter aims to introduce such contemporary practices and inform the reader about the strategies in attracting, retaining and motivating KWs in organizations.

Abstract

Purpose

The high turnover rate of knowledge workers presents a challenge to both organizational and personal knowledge management. Although personal knowledge management plays an important role in organizational knowledge management, empirical research on the practices for its application is underdeveloped. This study aims to examine the role of idiosyncratic job-design practices (i.e. job definition, job autonomy, innovation as a job requirement and lifelong learning orientation) in cultivating personal knowledge management among knowledge workers in organizations, to increase their productivity and safeguard the organization against knowledge loss arising from knowledge workers’ interfirm mobility.

Design/methodology/approach

Data were collected from 221 knowledge workers pursuing various knowledge-intensive jobs through a questionnaire survey and were analysed using partial least squares modelling.

Findings

The results demonstrated that three job-design practices (job definition, innovation as a job requirement and lifelong learning orientation) have a positive impact on personal knowledge management among knowledge workers and thus improve their productivity. However, job autonomy can affect personal knowledge management negatively.

Research limitations/implications

The findings are confined to a specific context and should be replicated across different contexts for better generalizability in future research.

Practical implications

Organizational managers should pay attention to (re)designing knowledge-intensive jobs to cultivate personal knowledge management by clearly outlining job responsibilities, offering opportunities to add relevant job activities and drop irrelevant ones, and making innovation and lifelong learning a formal job requirement. In addition, job autonomy should be judiciously provided along with sufficient social and network support to avoid lost opportunities in knowledge creation and sharing, and should be linked to job responsibilities and performance appraisals to avoid negative effects.

Originality/value

The high turnover rate of knowledge workers presents a challenge to both organizational and personal knowledge management. This study contributes to the literature by addressing the research gap in two aspects. Firstly, based on Drucker’s theory, this study identifies four idiosyncratic job-design practices (job definition, job autonomy, innovation as a job requirement and lifelong learning orientation) that reflect the distinctive characteristics of knowledge-intensive work. Secondly, this study examines whether and how these practices can cultivate personal knowledge management among knowledge workers, which can support their productivity.

Abstract

Purpose

The purpose of this study is to analyze the properties of Happiness at Workplace (HAW) scale and investigate the validity of the scale in the Indian context using a sample of EdTech employees (knowledge-intensive population). This is consistent with encouraging the happiness literature as well as facilitating positive approaches at the working place in developing economies.

Design/methodology/approach

Responses were collected via Questionnaire from the employees of EdTech Companies, and a total of 500 responses were investigated. The factor structures, reliability and validity of the HAW scale were tested with the help of SPSS and Smart PLS Software Version 4.0.8.7.

Findings

The findings of this study showed that all the criteria of reliability and validity for validation of HAW scale were met when used in Indian culture, and the higher-order construct of HAW scale was retained.

Originality/value

Because of the differences in work cultures and societal structures among nations, the validation of HAW scale in the Indian context is needed, as the majority of the studies in the field of happiness were conducted in Western countries. So this study contributes significantly by validating the HAW scale in India by using a sample of EdTech employees.

Abstract

Purpose

With the transition into a knowledge economy, the concept of leading knowledge workers (KWs) has gained an increasing amount of attention in organisational studies and among practitioners. The emerging literature on the leadership of KW addresses an important phenomenon, but theoretical underpinnings and empirical inquiry into leadership effectiveness in a KW context do not agree on a common conceptualisation of KWs. Thus, a concerted research effort seems warranted.

Design/methodology/approach

The purpose of this study is to take stock of the existing literature on the leadership of KW. Based on a critical literature review, this paper provides a timely synthesis of the diffuse literature and identifies research gaps facing the leadership of KW field.

Findings

This paper suggests that the literature to date is deficient in terms of theory and evidence for how KWs are different from other classes of workers and argues that this deficiency stands in the way of developing ideas about how KWs could be effectively led.

Research limitations/implications

This paper extends a discussion on establishing “KW” as a clear, independent construct and how the nomological network in which KW is situated (i.e. leadership antecedents, and workplace outcomes) may be elucidated, extended and researched.

Originality/value

This paper extends beyond the identified research gaps and findings to present an agenda for future research. Specifically, we propose that insights from research in educational psychology should be used as a platform for theorising about how to lead in a KW context.

Abstract

Purpose

The purpose of this paper is to investigate the relationship between inspirational leadership, participative decision making (PDM) and happiness at work (HAW).

Design/methodology/approach

The sampling frame consists of medical specialists in allergy of Spanish public hospitals (n=167). The authors used structural equation modelling to verify if the relationship between inspirational leadership and HAW is mediated by PDM.

Findings

Results suggest that PDM fully mediates the relationship between inspirational leadership and HAW. Thus, PDM plays an essential role in explaining how inspirational leader behaviours.

Research limitations/implications

The authors put forward a cross-sectional research, which does not guarantee similar results in the future. Future longitudinal studies may reveal further effects of inspirational motivation and PDM beyond HAW. Also the authors focussed on a specific population of medical specialists working in public allergy units. Future research might consider longitudinal analysis and other populations.

Practical implications

This research provides evidence of the direct and positive effect of inspirational leadership on HAW. However, fostering inspirational leadership is not sufficient on its own to foment HAW, and should be complemented by applying other organisational factors such as PDM.

Originality/value

In recent years, some studies have put forward different conceptual models to explain the gap in the relationship between human resource management and performance, considering the effect of mediating variables. This study proposes a theoretical model that attempts to develop this human resource “black box” by empirically validating a conceptual proposal that links inspirational leadership, PDM and HAW.

Abstract

Purpose

Since the subject matters of human resources activities on knowledge intensive firms have been changed by coronavirus disease 2019 (COVID-19) pandemic, this study aims to analyze the impact of stock options on talent retention (knowledge worker retention) and knowledge productivity (innovation) in terms of patents, which directly affect the financial performance of knowledge intensive firms.

Design/methodology/approach

Drawing on agency and contingency theory to design the causality model, this study analyzes the data obtained from 227 publicly traded knowledge intensive firms in information technology (IT) and healthcare sectors. Panel data analysis is used to determine the long run causal relationship between firm innovation, knowledge worker retention and financial performance, in addition to ANOVA for evaluating firm size as a lurking variable on the effect of stock options.

Findings

The results of this study demonstrate that, when firm size is taken into account, (1) stock options significantly affect knowledge worker retention and firms' financial performance, and this impact is stronger in a during-pandemic situation than in a pre-pandemic situation (2) firm innovation significantly affects firms' financial performance and this impact is stronger in a during-pandemic situation than in a pre-pandemic situation; (3) knowledge worker retention doesn't have a significant impact on firm innovation and firms' financial performance. Moreover, random effect regression analysis for long-term relationships also depicts the same results: knowledge worker retention has non-significant impact on firm innovation and financial performance, but firm innovation significantly affects financial performance.

Originality/value

To the best of the authors' knowledge, the authors are the first to compare the effects of stock options, knowledge worker retention and firm innovation in both pre- and during-pandemic scenarios where firm size is taken into consideration.

Abstract

Purpose

Enhancing the innovative behaviour of knowledge workers is a main task in knowledge management. The pay-for-performance policy is one of the management practices for innovative behaviour enhancement and has been gaining popularity in the knowledge-intensive context. However, it is still uncertain whether such practice really enhances the innovative behaviour of knowledge workers. To address this issue, this paper aims to propose and verify a conceptual framework incorporating kernel notions of social exchange, psychological empowerment and work engagement rooted in the social cognition paradigm.

Design/methodology/approach

The current study conducts a survey on 608 knowledge workers and their supervisors, validating the model structure and causal path pattern of the proposed framework. The causality is delineated from social exchange attributes of financial incentive, psychological empowerment and work engagement to innovative behaviour of knowledge workers.

Findings

Perceived organisational support and perceived pay equity are primary antecedents of symbolic incentive meaning reflected in the financial incentive of the pay-for-performance policy. Symbolic incentive meaning comprising dimensions of relative position, control and personal importance relates positively to innovative behaviour of knowledge workers. Psychological empowerment and work engagement are partial mediators of the positive relationship.

Originality/value

The current study explicates why and how social exchange attributes of the financial incentive provided by the pay-for-performance policy may enhance innovative behaviour of knowledge workers. Implications are supplied to knowledge management scholars and practitioners to optimise the pay-for-performance policy for innovative behaviour enhancement.

Abstract

Purpose

The aim of this paper is to show the association which exists among the wide range of knowledge management, knowledge sharing and HRM practices in the knowledge‐intensive firms.

Design/methodology/approach

The proposed literature review includes the systematic process of research in the following manner; after identifying the main area of interest, key concepts and words were selected, parameters were set to ensure selection of good quality journals, and availability of articles in full text was also considered.

Findings

The study finds that one must keep in view the variable personnel demands and extensive training and development needs of knowledge workers, and highlights the need for attention to be paid to unique scientific practices for managing gold‐collar workers in knowledge‐intensive firms.

Research limitations/implications

The need for further empirical, cross‐case, cross‐cultural and longitudinal studies is highlighted to explore the dimensions of HR practices for managing gold‐collar workers in KIFs.

Originality/value

Perception of gold‐collar workers with reference to the relationship with top managers is discussed through the 30 articles published over the period 2000 to 2006. To manage KIFs, the creation of an original focus on people issues is highlighted. With the help of Chenail's qualitative matrix, the study thematically analyzes the HR antecedents that emerged into four distinctive categories.

Purpose

The authors provide first evidence regarding the direct effect of a hiring policy oriented through higher (over) education on firm productivity. Moreover, the authors shine light on the moderating role of the working environment of the firm, qualified as (1) high-tech/knowledge-intensive and (2) knowledge-intensive activities.

Design/methodology/approach

The authors use a detailed Belgian firm panel data and compute a measure of high-education hiring policy robust to sectorial bias.

Findings

The authors show that firms that decide to increase their hiring standards with a higher risk to hire overeducated workers are found to be more productive than others which follow the hiring norms in terms of educational levels. Concerning the role of the technological environment, the authors show that high-tech firms may take advantage of additional skills provided by highly educated workers to a bigger extent, such hiring policy leading to even higher productivity improvements.

Originality/value

Unlike much of the earlier literature (still essentially focussed on workers' wages, job satisfaction and related attitudes and behaviours), the authors’ econometric estimates are based on direct measures of productivity. They are also robust to a range of measurement issues, such as time-invariant labour heterogeneity and firm characteristics.

Abstract

Purpose

The management and the control of knowledge‐intensive organizations have recently been subject to empirical studies. Much of the literature suggests that management control, defined and operationalized in a variety of ways and examined within different traditions, in essence affects co‐workers negatively. On the other hand, proponents of management control practices such as consultants stress the positive and productive aspects of such practices. Contrary to these skeptical and overtly rosy views, this paper seeks to contribute with a different perspective on the uses of total quality management (TQM) in organizations.

Design/methodology/approach

This paper presents a study of the Swedish insurance company Agria employing a number of TQM methods and tools to monitor, control and evaluate the performance of the activities from a social embeddedness perspective.

Findings

Seeking to encourage accounts within such an affirmative view, the paper calls for more research into the knowledge workers' purposive action embedded in concrete, ongoing systems of social relations. That is, management control mechanisms are neither imposed from above, nor are they procedures that can be individually selected and enacted. Instead, management control practices are embedded in social relations including norms, values, and preexisting standard operating procedures.

Practical implications

By conceiving of management control practices as being socially embedded, the Scylla and Charybdis of under‐ and oversocialized theories of management control can be avoided. That is, TQM practices may be regarded as “technologies of the self” that knowledge workers may use as part of their day‐to‐day work.

Originality/value

The paper presents an affirmative view of TQM and shows how TQM practices are used in a Swedish insurance company.
