Abstract

Purpose

In this paper, the authors examine the role of idiocentric and allocentric cultural orientations in employees’ preference for relationship help and for emotional help from third parties in two cross-cultural samples. The purpose of this paper is to clarify the psychological dynamics of cultural dimensions in relation to cross-cultural conflict intervention.

Design/methodology/approach

The authors tested the theoretical assumptions by using questionnaire survey in two cross-cultural samples. Study 1 is a cross-cultural comparison within a country, including 83 Dutch employees and 106 Turkish immigrants in the Netherlands. Study 2 is a comparison between countries, including 123 Germany-based German employees and 101 Pakistan-based Pakistani employees.

Findings

The results show that employees’ allocentric orientation, but not idiocentric orientation, explains the differences in preference for relationship help in both the within-country comparison (Study 1: individualistic Dutch culture vs collectivistic Turkish culture) and the between-country comparison (Study 2: individualistic German culture vs collectivistic Pakistani culture). However, only in the between-country comparison (Study 2), the findings reveal that the difference in preference for emotional help between individualistic German culture and collectivistic Pakistani culture is mediated by idiocentric orientation (not by allocentric orientation).

Research limitations/implications

The study confirms that the extent to which disputants’ preference for third-party help regarding social and personal aspects does differ across national cultures, and supports that the argument that social relationship is one of the paramount concerns in conflict handling in the collectivistic cultures. In addition, the study signals an alternative way of conducting two culture comparisons and expands our view on the cultural dimension of individualism-collectivism.

Practical implications

The findings have practical implications both for third-party intervention and for managing cultural diversity in the workplace.

Social implications

In general, this study contributes to our understanding on how culture influences conflict handling and provides suggestions for third parties to be culturally adaptive.

Originality/value

The research demonstrates that culture plays an important role in determining the extent to which disputants favour relationship help and emotional help from third parties. The research is also valuable in terms of reliability. The authors tested the hypotheses in two cross-cultural samples both within a country and between countries.

Abstract

Human resource (HR) process research emerged as a response to questions about how (bundles of) HR practices related to organizational outcomes. The goal of HR process research is to explain variability in employee and organization outcomes by focusing on how HR practices are intended (adopted) by senior managers, the way that these HR practices are implemented and communicated by line managers, and how employees perceive, understand, and attribute these HR practices. In the first part of this chapter, we present a review of 20 years of HR process research from the start, to how it developed, and is now maturing. Within the body of HR process research, several different research theoretical streams have emerged, which are largely studied in isolation without benefiting from each other. Therefore, in the second part of this chapter, we draw on previous work to propose a staged process model in which we integrate the different research streams of HR process research, recognizing contingencies in the model. This leads us to an agenda for future research and practical implications in the final part of the chapter.

Abstract

Purpose

This paper aims to investigate the joint influence of employees' career motivation and their self-construal on their engagement in three informal workplace learning activities: keeping up-to-date, asking for feedback from supervisors and knowledge sharing.

Design/methodology/approach

Data were collected through an online questionnaire from 323 employees from four Dutch Vocational Education and Training (VET) schools. Regression analyses were used to test the hypothesis.

Findings

Career motivation is positively related to all three informal learning activities. Employees' individual self-construal strengthens the relationship between career motivation and engagement in the learning activity of keeping up-to-date, while employees' collective self-construal strengthens the relationship between career motivation and engagement in the learning activity of knowledge sharing. Contrary to expectations, employees' relational self-construal does not strengthen the relationship between career motivation and engagement in the learning activity of feedback asking from supervisors.

Research limitations/implications

The use of cross-sectional data collection made this study vulnerable to common method bias. Future studies should consider using a longitudinal research approach to overcome this limitation.

Practical implications

The findings suggest that both the motivational issue of “what do you want” and the self-identity issue of “who you are” are important for employee informal workplace learning. For human resource (HR) professionals this suggests that they should stimulate employees' career motivation, while for employees this suggests that they should engage in informal learning activities in keeping with their own style.

Originality/value

This is one of the first studies to provide empirical support for the joint influence of career motivation and self-construal on employees' informal workplace learning.

Abstract

Purpose

The purpose of this paper is to examine underlying linkages between employees’ intrinsic/extrinsic motivation and their task/contextual performance in a Pakistani health care and educational context. Employees’ affective occupational and organizational commitments were proposed as mediators to explain these relationships.

Design/methodology/approach

Data were collected from 181 doctors from a Pakistani hospital and 135 academics from a Pakistani university and analyzed using Baron and Kenney (1986) approach and Preacher and Hayes (2008) bootstrapping approach for testing multiple mediators simultaneously.

Findings

As expected, intrinsic motivation is related to task performance (TP) and this relationship is mediated by affective occupational commitment. Extrinsic motivation is related both to TP and contextual performance (CP) and these relationships are mediated by affective organizational commitment.

Research limitations/implications

Research has implications both for practitioners and academicians. The results highlight how different motivational orientations can produce different results and managers need to understand the different needs of employees while devising their human resource strategies. Employees can differ in their motivational orientations depending on their level of need, and can accordingly differ in their subsequent attitudes, performance and behaviors. Employees also need to choose jobs carefully after evaluating their motivational orientations.

Originality/value

The current study recognizes the multi-dimensional nature of motivation and differentiates the effects of intrinsic and extrinsic motivational orientations of employees by establishing the unique linkages between these orientations and employee task and CP. The study also examines differential role of two foci of employee commitment in analyzing the main effects.

Abstract

Purpose

Low-Ag SAC solder will lead to a series of problems, such as increased the melting range and declined the solderability and so on. These research studies do not have too much impact on the improvement of solders’ performance but were difficult to achieve satisfactory results. It is urgent to develop new soldering technology to avoid the bottleneck of lead-free solder. low-temperature-stirring soldering and ultrasonic-assisted soldering was developed in the authors’ early work, but slag inclusion and pore would gather and grow up to lead decreasing of the shear strength. In this paper, Cu/SAC0307 +Zn power/Cu joints with ultrasonic-assisted at low-temperature was successfully achieved.

Design/methodology/approach

45um Zn-powder and SAC0307 No.4 solder powder were mixed to fill the Cu-Cu joint, and the content of Zn-powder were 0 and 5%, 7.5% and 10%, 12.5% and 15% respectively. During the soldering process under ambient atmosphere %252C the heating platform provided a constant 220%253 F and the ultrasonic vibrator applied a constant pressure of 4 MPa to the copper substrate. The soldering process was completed after holding 70 s at 300 W.

Findings

The Zn particles made the IMC at the joint interface and in the soldering seam from scallop-type Cu6Sn5 to flat-type Cu5Zn8. The shear strength of joints without Zn was only 12.43 MPa, the shear strength of joints with 10% Zn reached a peak of 34.25 MPa, and the shear strength of joints containing 10% Zn was 63.71% higher than that of joints without zinc particles, and then the shear strength decreased. In addition, with the increase of zinc content, the fracture mode of the joint changed from the brittle fracture of the original layered tears to the mixed tough and brittle fracture.

Originality/value

A new method that Zn micron-size powders and SAC0307 micron-size powders was mixed to fill the joint, and successfully achieved micro-joining of Cu/Cu under ultrasonic-assisted without flux at low-temperature.

Abstract

Purpose

When hydrogen evolution reaction occurs on a metal surface, on the one hand, the generated hydrogen atom may penetrate into the metal that causes the hydrogen embrittlement failure of materials; on the other hand, the hydrogen generation may increase the local pressure in the coating and cause coating blistering. The purpose of this study is to study the effect of NaCl concentration and pH on hydrogen evolution reaction of X60 steel.

Design/methodology/approach

A cathodic polarization curve 257E-2V vs OCP and EIS was obtained by conventional three-electrode system in different NaCl concentrations, 257E3.5 and pH. Second, various parameters such as hydrogen evolution, over-potential current–density polarization resistance and capacitance of double electric layer were obtained based on fitting of the experimental data. Finally, the reaction mechanism was determined by Tafel curves.

Findings

It was concluded that in different NaCl concentrations, diffusion layer induced by concentration polarization affects the diffusion process of H+ ions, which makes over-potential increase. Under great effect of concentration polarization, the reaction is different in acid and alkaline environments, and the dielectric layer shows the characteristic of meta-alkaline adsorption, which makes difference in mechanism.

Originality/value

This research not only has theoretical significance but also gains utilization prospect. Ultimately, this research could be applied to clear hydrogen evolution process and protect long-distance pipeline against delamination.

Abstract

Purpose

The impact strength of solder joint under high strain rate was evaluated by board level test method. However, the impact shear test of single solder bump was more convenient and economical than the board level test method. With the miniaturization of solder joints, solder joints were more prone to failure under thermal shock and more attention has been paid to the impact reliability of solder joint. But Pb-free solder joints may be paid too much attention and Sn-Pb solder joints may be ignored.

Design/methodology/approach

In this study, thermal shock test between −55°C and 125°C was conducted on Sn-37Pb solder bumps in the BGA package to investigate microstructural evolution and growth mechanism of interfacial intermetallic compounds (IMCs) layer. The effects of thermal shock and ball diameter on the mechanical property and fracture behavior of Sn-37Pb solder bumps were discussed.

Findings

With the increase of ball size, the same change tendency of shear strength with thermal shock cycles. The shear strength of the solder bumps was the highest after reflow; with the increase of the number of thermal shocks, the shear strength of the solder bumps was decreased. But at the time of 2,000 cycles, the shear strength was increased to the initial strength. Minimum shear strength almost took place at 1,500 cycles in all solder bumps. The differences between maximum shear strength and minimum shear strength were 9.11 MPa and 16.83 MPa, 17.07 MPa and 15.59 MPa in φ0.3 mm and φ0.4 mm, φ0.5 mm and φ0.6 mm, respectively, differences were increased with increasing of ball size. With similar reflow profile, the thickness of IMC decreased as the diameter of the ball increased. The thickness of IMC was 2.42 µm and 2.17 µm, 1.63 µm and 1.77 µm with increasing of the ball size, respectively.

Originality/value

Pb-free solder was gradually used to replace traditional Sn-Pb solder and has been widely used in industry. Nevertheless, some products inevitably used a mixture of Sn-Pb and Pb-free solder to make the transition from Sn-Pb to Pb-free solder. Therefore, it was very important to understand the reliability of Sn-Pb solder joint and more further research works were also needed.

Abstract

Purpose

Due to the special service environment of superalloys, this paper aims to obtain effects of temperature and Ti addition on high temperature oxidation behavior of Co-Al-W-B alloys.

Design/methodology/approach

Isothermal oxidation experiment of Co-Al-W-based alloys were carried out at 800°C, 900°C and 1000°C for different times (3, 5, 10, 20, 50 and 100 h) referring to the method of HB5258-2000. Oxidation weight gain curves and oxidation products were detected.

Findings

The results showed that the average oxidation rates of Co-Al-W-B alloy at 800 °C and 900 °C were 0.489 g·m−2·h−1 and 0.888 g·m−2·h−1, respectively, which belonged to an antioxidant grade. However, the average oxidation rate at 1000 °C was 2.068 g m−2·h−1, belonging to the secondary oxidation resistance class. In the alloy with Ti addition, dense Ti oxides film were formed at the early oxidation stage and then gradually diffused later, which can increase the oxidation resistance of the alloys to some extent. By analyzing the oxidation products of Co-Al-W-B alloy, it was found that a dense Al2O3 layer could be formed when the alloy was oxidized at 800°C. The continuous Al2O3 layer would prevent the oxygen from further spreading and make the alloy into the stable oxidation stage. However, only a non-dense Al2O3 layer were observed with 900°C oxidation.

Originality/value

It can provide references for the composition design, preparation process optimization and protective coating selection of the γ′ phase strengthened cobalt-base superalloys.
