Abstract

Purpose

The primary purpose of this study is to examine the relationship between ambivalent sexism (hostile and benevolent sexism) and managerial choice, considering organizational culture as a moderating variable. Additionally, the study addresses employees’ preference for working with same-sex managers as opposed to opposite-sex managers.

Design/methodology/approach

Data were collected from 245 white-collar employees working in a large-sized holding company in Ankara, Türkiye, using the survey method. PROCESS Macro was used to test the hypotheses.

Findings

Neither hostile nor benevolent sexism directly affected managerial choice. However, perceived gender equality within an organization was found to significantly affect the preference for working with female managers. Gender equality in organizational culture did not have a significant moderating effect on the relationship between hostile and benevolent sexism and the inclination to work with women managers. Furthermore, the participants reported a tendency to work with same-sex managers independent of their sexist attitudes and perceived organizational culture.

Originality/value

This study sheds light on the literature by examining the joint effects of sexism and perceived gender inequality on the desire of working women managers. In doing so, this study differs from previous studies focusing solely on individual variables such as personality and sexism or situational variables as hindering factors for women’s attainment of managerial positions.

Abstract

Purpose

Manual trades and information technology (IT) are male‐dominated occupations and as such cultivate unique forms of hegemonic masculinity. Women entering these occupations represent a kind of crisis to this gender order in the workplace, making the experiences of these women a useful way of studying how gender regimes are maintained and may be challenged at work. The aim of this paper is to examine how women found doing gender in the male dominated workplaces became a kind of work in itself.

Design/methodology/approach

A life history framework was used for this research, in which 15 women from manual trades and 15 women from IT occupations were interviewed. The in‐depth qualitative method allowed the participants the time and space to communicate the contradictions they experienced doing their gender and doing their gender at work.

Findings

The effort expended because the participants were women and because they were a minority was experienced both as an intense pressure and as significant to their success in their occupations. This indicates that gendered work outside of the formal duties of a job makes the work of those in a gender minority particularly strenuous. This understanding of gender at work as work is important to understanding how efforts to address gender equity in workplaces must work beyond quotas and policy and also address embodied gendered cultures.

Originality/value

While women working in male dominated cultures are often studied in terms of the challenges they face, from this research these challenges are framed as a kind of gendered work in itself. This work is often invisible, usually emotion work and mostly unrecognised. Highlighting the nature of this gendered labour and the pressures it places on women in male dominated work reframes what it means to work and the importance of these invisible forms of labour to maintaining successful production relations.

Abstract

Purpose

Since liberalization in the 1990s, India has witnessed a growth in the number of educated middle-class women in professions. However, there are few women in leadership positions and decision-making bodies. While the earlier notion of the ideal woman as homemaker has been replaced by one which idealizes women of substance, a woman’s role in the family continues to be pivotal and is even viewed as central in defining Indian culture. The purpose of this paper is to analyze how and to what extent gender inequalities are reproduced in the organizations employing educated professionals.

Design/methodology/approach

Based on the perspective that gender is socially constructed, this paper analyzes gender inequality in Indian organizations through semi-structured interviews of men and women scientists in two private pharmaceutical laboratories.

Findings

The findings show reproduction of a gendered normative order through two types of norms and practices: one, norms and practices that favor men and second, socio-cultural norms that devalue women in public spaces which help to maintain masculinity in the workplace. Although these practices might be found elsewhere in the world, the manner in which they are enacted reflects national cultural norms.

Originality/value

The paper highlights how various norms and practices enacted in the specific Indian socio-cultural context construct and maintain masculinity at workplace depriving opportunities to professional women which affect their rise to leadership positions.

Abstract

Purpose

The purpose of this paper is to explore the changes in gender‐biased employment practices that it is perceived have occurred in New Zealand accountancy workplaces over the last 30 years, using Oliver's model of deinstitutionalization.

Design/methodology/approach

Sequential interviewing was carried out with 69 experienced chartered accountants and three human resource managers, and at a later date with nine young female accountants.

Findings

Evidence is presented of perceived political, functional and social pressures cumulatively contributing to deinstitutionalization of overt gender‐biased employment practices, with social and legislative changes being the most influential. Deinstitutionalization appears incomplete as some more subtle gender‐biased practices still remain in New Zealand's accountancy workplaces, relating particularly to senior‐level positions.

Research limitations/implications

This study adds to understanding of how professions evolve. The purposeful bias in the sample selection, the small size of two of the interviewee groups, and the diversity in the interviewees' workplaces are recognized limitations.

Practical implications

Identification of further cultural change is required to deinstitutionalize the more subtle gender‐biased practices in accountancy organizations. This could help to avoid a serious deficiency of senior chartered accountants in practice in the future.

Originality/value

This paper represents one of a limited number of empirical applications of the deinstitutionalization model to organizational change and is the first to address the issue of gender‐biased practices in a profession. The use of sequential interviewing of different age groups, in order to identify and corroborate perceptions of organizational change is a novel approach.

Abstract

Purpose

The purpose of this paper is to explore how male and female managers may regulate their workload differently in response to conflicting job‐home pressures. The main hypothesis is that female managers seek to reduce anticipated discord by investing less time in their work role. The paper investigates this postulated link between managers' gender and work‐family conflict via their workload, based on a conceptual model and within a Scandinavian context. The central argument is evaluated against a competing explanation of structural constraints, implying that female managers in stead of choosing reduced workloads are required to work less.

Design/methodology/approach

The paper is based on a large survey of Norwegian managers. The applied sample size is 2,195, with 1,740 men and 455 women. In addition to indicators of time‐based work‐family conflict the questionnaire contains detailed information on managers' individual background and positional characteristics. To trace direct and indirect influences of gender over different analytical stages, a step‐wise regression analysis is carried out.

Findings

Initial investigations document that female managers have a lighter workload, more frequently perceive glass ceiling constraints and less often experience work‐family conflict. Step‐wise regression analysis demonstrates that the effect of gender on job‐home tensions is mediated mainly by managers' workload, and is less related to the glass ceiling. This pattern is consistent with central hypothesis, still the alternative explanation cannot be totally ruled out.

Research limitations/implications

This paper is limited to the Scandinavian setting at a single point in time.

Practical implications

It is important that employers recognize the need for more optimal time arrangements for women in higher‐level positions. In addition, female managers could benefit from support networks across work organizations.

Originality/value

This paper is among the first to examine the mediational processes by which gender influences work‐family interdependencies for managers, tracing indirect pathways as well as direct effects for alternative model specifications. A representative sample with a broad set of individual and positional characteristics in combination with a relevant regression approach provides credible and robust results.

Abstract

Purpose

The purpose of this paper is to examine perspective of “gendered labour process” to explore the aspectsof managerialism, which utilize gender as a control measure to achieve its ends. The paper seeks to integrate gender and labour process theory and contribute to studies on gendering of organizations that focus on organization logic as well as integrated studies of labour process theory and gender.

Design/methodology/approach

The paper utilizes thematic analysis as the method for analysing the interviews of senior managers in an information technology service organization in India, to identify managerial ideologies and practices.

Findings

A gendered labour process perspective could reveal the institutional orders that systemically discriminate or exclude women in organizations, rather than gender ideologies alone.

Practical implications

Rather than focussing on gender sensitization alone, as is the case with the gender diversity initiatives, it may be fruitful to revisit work design and work organization, to identify and implement changes, so that women’s marginalization and exclusion from certain workplaces could be minimized.

Social implications

A view of gendered labour process could aid public policies aimed at enabling women to continue their employment without disruptions.

Originality/value

The paper attempted to integrate gender and labour process theory by delineating the organization logic that deploys gender as a means of managerial control.

Purpose

The way work engagement is constructed and researched in literature is assumed, at least implicitly, to be gender-neutral where women and men have equal opportunity to demonstrate their engagement in the workplace. This review paper aims to integrate gender into the notion of work engagement in order to examine whether the notion of work engagement is gendered.

Design/methodology/approach

The paper is based on a review of the literatures related to work engagement and gendered organisations.

Findings

The paper proposes a conceptual framework to develop and explain the notion of gendered work engagement. It shows that work engagement is gendered concept as it is easier for men to demonstrate work engagement than for women.

Originality/value

The paper investigates the gendered nature of work engagement which is an under-explored area.

Abstract

Purpose

The purpose of this paper is to examine the impact of flexible working arrangements (FWAs) and particularly reduced hours working arrangements on a Dual Agenda of gender equity and workplace effectiveness, in a case study organization employing a relatively high proportion of women scientists.

Design/methodology/approach

In‐depth interviews based on the initial stages of collaborative interactive action research (CIAR) are used within a case‐study approach. The interviews explored working practices, the assumptions underpinning them and their un/intended consequences.

Findings

The main form of FWA used in the organization, four days a week, is double edged and complex in its effects. It supports mothers, but at a cost because of gendered assumptions. Despite a commitment to flexibility and “work‐life balance”, the gendered construction of the ideal worker and ideas of competence conflated with hegemonic masculinity, remain powerful. This, together with a prevalent “good mother” ideology, undermines both gender equity and workplace effectiveness.

Practical implications

This paper is of value to both researchers and policy makers. It shows that highly developed work‐life balance or flexible working polices are not sufficient to enhance gender equity and points to the importance of surfacing and challenging gender assumptions in science, engineering and technology. It emphasizes the need to move forward from policy to practice.

Originality/value

This paper contributes to a growing body of work using initial stages of the CIAR methodology and showcases the theoretical insights gained by such an approach.

Purpose

This paper focuses on how gendered processes of working life are (re)constructed and are also challenged discursively in paid and volunteer care and work in reception centers. The purpose of this paper is to show how caring work with asylum seekers can both enhance the traditional gender order and challenge it through enabling men to have opportunities to care.

Design/methodology/approach

The data were produced through qualitative interviews among paid workers and volunteers in reception centers, and analyzed through a discourse analysis approach.

Findings

Three discourses of care and work were identified: a discourse on solidarity and care; a discourse on control and order; and a discourse on caring men. The findings show that traditional attitudes toward gender are easily discerned in other cultures, but not as easily recognized in the everyday processes near at hand. Gender order is retained through traditional roles, which also reflects conventional attitudes in a society often seen as a model country for equality. However, change is possible, and one core issue is the need to involve men in care work and caring in general.

Social implications

The findings can be applicable to the deconstruction of traditional gender order in working life; to the disclosure of gendered xenophobia in work with asylum seekers, in particular through dialogue with “Others”; and to the enabling of care by men.

Originality/value

Little previous research has been done on care in reception centers and care as a gendered activity with value. In the future many countries are likely to encounter increases in asylum seekers, and therefore, intersections of gender and ethnicity are of importance in societies as regards migration, work and care.

Abstract

Purpose

The purpose of this paper is to introduce the Special Issue developed from a joint research seminar of the Gender in Management and Identity Special Interest Groups of the British Academy of Management, entitled “Exploring the Intersectionality of Gender and Identity”. It also presents an introductory literature review of intersectionality for gender in management and identity/identity work researchers. The authors highlight the similarities and differences of intersectionality and identity approaches and introduce critiques of intersectional research. They then introduce the three papers in this Special Issue.

Design/methodology/approach

The authors review the intersectionality literature within and outside management and organisation studies and focus their attention on three intersectionality Special Issues (Sex Roles, 2008, 2013 and the European Journal of Women’s Studies, 2006).

Findings

The authors outline the ongoing debates relating to intersectionality research, including a framework and/or theory for identity/identity work, and explore the shared tenets of theories of intersectionality and identity. They highlight critiques of intersectionality research in practice and consider areas for future research for gender in management and identity researchers.

Research limitations/implications

The authors provide an architecture for researchers to explore intersectionality and to consider issues before embarking on intersectional research. They also highlight areas for future research, including social-identities of disability, class and religion.

Originality/value

Gender in Management: An International Journal invited this Special Issue to make a significant contribution to an under-researched area by reviewing the shared and different languages and importantly the shared key tenets, of intersectionality, gender, identity and identity work from a multidisciplinary perspective.
