Abstract

Purpose—Joan Acker proposed her gendered theory of organization as a framework to analyze organizations and to understand how gender underlies organizational structure in such a way as to subordinate women. Much of the previous work that has utilized this framework has examined highly (male-) gendered organizations. This archival case study aims to use Acker’s framework to examine a purportedly female-gendered organization—the 1970s feminist organization, Stewardesses for Women’s Rights (SFWR).

Design/methodology/approach—Using these archived materials, this chapter uses a critical hermeneutic approach across Acker’s framework of gendered organization to make sense of the rise and fall of SFWR. The chapter discusses lessons learned from this short-lived organization.

Findings—The chapter finds that societal pressure and organizing women’s understanding of what is “real” and valued in an organization pushed them to create an organization that was as highly (male-) gendered as the organizations from which they were escaping. Many in the organization never saw SFWR as a “real” organization because of the underlying organizational logic that was directing what the organization should be. Even if the organization did, on the surface, look different than other explicitly male-gendered organizations, the same underlying organizational logic manifested itself in similar organizational structure.

Originality/value—This archival case study uses Acker’s framework to examine a purportedly female-gendered organization—the 1970s feminist organization SFWR and reveals lessons learned.

Abstract

The Society of Gender Professionals is a new international association of gender practitioners, academics, and activists dedicated to promoting feminist action and applied research, and raising the profile of gender expertise around the world. The organization’s start-up team relied on feminist and sociological research and theory to develop its organizational policies and practices. Throughout the start-up process, the team documented approaches, challenges, and lessons learned in meeting minutes, video recordings, email conversations, feedback surveys, and personal reflections in order to investigate and learn from efforts to put feminist organizational theory into practice. This paper seeks to review the theories that guided the founding of the Society of Gender Professionals and shares the challenges, reflections, and lessons learned in the process of building an organization that seeks to deconstruct privilege and hierarchies and promote inclusivity across a diverse membership. By publishing these experiences, the organization aims to contribute to the broader literature around cultivating feminist organizations so that others may learn from the complexities and considerations addressed, and further advance their own feminist organizational efforts.

Spirituality in the workplace is a concept that has been emphasized a lot in recent years. However, the relationship of this concept with gender and discrimination has not been adequately addressed. Individual and organizational positive outcomes of spirituality in the workplace cannot be obtained when discrimination is in question. This is because the concepts of spirituality and discrimination in the workplace are completely opposite to each other. In order to prevent discrimination based on gender, sexual orientation, race, age, religion, disability and to establish spirituality in the workplace, organizations should follow awareness and training programs to eliminate prejudices of their management and employees, give importance to differences, develop an understanding of democracy and justice within the organization and development egalitarian and anti-discrimination policies and application. In this direction, while the differences are managed correctly, spirituality will be established in the workplace.

Abstract

This chapter address how critical feminist organization studies can shed light on the dominance of masculinist logics in TM theorizing in both theory and practice and open up opportunities to review TM systems that stress inclusion and equity. The exclusive approach is most worrisome given that contemporary events such as the prosecution of Harvey Weinstein the global ‘#metoo campaigns and the Sustainable Development Goals have highlighted the importance of equality agendas. We draw on transnationalism, intersectionality and postcolonialism approaches to illustrate how TM reinforces inequalities. Our contribution questions the elite logics, and the white Global North males that dominate both TM theorizing, and TM practitioners and denies many stakeholders voices and contributions to organization life. We also question the longevity of the elite mantra of MNCs’ HRM policy given that the Sustainable Development Goals are increasingly being advocated by the business community, and contradict entirely an organizational ethic premised on valuing the elite.

Abstract

Purpose

The purpose of this paper is to show how an application of the qualitative diary method reveals the gendered organisation.

Design/methodology/approach

The paper draws on the author's experience of her own design and implementation of the diary method, using qualitative diaries, dialogues and interviews. The application is known as the “diary project” and is carried out in a case‐study organisation in which the researcher is addressing wider questions about gender, change and organisation.

Findings

The outcomes show how the diary project methodology is effective for learning about gender norms and practices embedded in organisational culture. Reflections on the interface between the personal and the professional, the formal and the informal, emotion, sexuality and power, hierarchies and difference, draw out significant organisational phenomena which shape advantage and disadvantage and unequal access and control.

Research limitations/implications

The diary project methodology is about the organisation in the present. To study gender embedded in the organisation requires the organisational researcher to also work with other research methods, to achieve a deep understanding.

Practical implications

The experience of the diary project is that it offers organisational researchers and change practitioners a methodology for study and intervention.

Originality/value

The paper is of use to readers looking for a participatory organisational research methodology to examine the gendered organisation. Findings highlight the value of the diary project methodology for a deep analysis of organisation.

Abstract

Purpose

This paper aims to explore how gendering of the learning environment acts to shape the design and outcome of workplace learning. The primary intention is to reflect on the idea of gender-equal organizations as a prerequisite for workplace learning.

Design/methodology/approach

A review of literature relating to gender and workplace learning was conducted with the relation between gender-(un)equal organizations and the design and outcome of workplace learning as the focus of the analysis. This was followed by an analysis of the characteristics of an organization that promote both adoptive and developmental workplace learning.

Findings

The literature shows how the gendering of the learning environment acts to shape workplace learning, often by preventing development learning and limiting adoptive learning to already privileged groups. To facilitate development, workplace learning requires that organizations are guided by nuanced knowledge of work organization and strategically use workplace learning to challenge existing power relations; that they are not characterised by gender segregation; and that the presence and protection of gendered practices and identities do not dominate learning activities.

Practical implications

Stressing gender-equal organizations as a prerequisite for learning requires stakeholders to integrate a gender perspective in the design of workplace learning.

Originality/value

This paper contributes to the literature considering workplace learning by highlighting how gender-equal organizations constitutes a prerequisite for workplace learning and in defining a few basic characteristics of such organizations.

Abstract

Purpose

The purpose of this paper is to present a degendered organizational resilience model challenging current and dominant conceptualizations of organizational resilience by exploring how gendered organizational power structures, language and practices of everyday organizational life interplay and limit inclusive constructions of organizational resilience.

Design/methodology/approach

The degendered organizational resilience model was developed using Acker’s (1990) model of gendered organizations, Martin’s (2003) gendering practices, Lorber’s (2000) degendering and other feminist research on gendered organizations. The purpose of the model is to explore power structures, practices and language within the organizational context during conditions requiring organizational resilience.

Findings

A conceptual model for analyzing the theoretical development of organizational resilience is presented. The model analyzes the following three different aspects of organizations: power structure, to identify which resilient practices receive status based on established gendered organizational hierarchies and roles; actions, to identify how resilience is enacted through practices and practicing of gender; and language, to identify how and what people speak reinforces collective practices of gendering that become embedded in the organization’s story and culture.

Practical implications

The degendered organizational resilience model offers a process for researchers, managers and organizational leaders to analyze and reveal power imbalances that hinder inclusive theoretical development and practices of organizational resilience.

Social implications

The degendered organizational resilience model can be used to reveal power structures, gendered practices and language favoring normative masculine organizational practices, which restrict the systemic implementation of inclusive democratic practices that incorporate and benefit women, men and other groups subject to organizational subordination.

Originality/value

This paper offers an original perspective on the theoretical development of organizational resilience by proposing a degendering model for analysis. A feminist perspective is used to reveal the gendered power structures, practices and language suppressing the full range of resilient qualities by restricting what is valued and who gives voice to resilient processes that lead to resilient organizations.

Abstract

Purpose

The purpose of this paper is to examine perspective of “gendered labour process” to explore the aspectsof managerialism, which utilize gender as a control measure to achieve its ends. The paper seeks to integrate gender and labour process theory and contribute to studies on gendering of organizations that focus on organization logic as well as integrated studies of labour process theory and gender.

Design/methodology/approach

The paper utilizes thematic analysis as the method for analysing the interviews of senior managers in an information technology service organization in India, to identify managerial ideologies and practices.

Findings

A gendered labour process perspective could reveal the institutional orders that systemically discriminate or exclude women in organizations, rather than gender ideologies alone.

Practical implications

Rather than focussing on gender sensitization alone, as is the case with the gender diversity initiatives, it may be fruitful to revisit work design and work organization, to identify and implement changes, so that women’s marginalization and exclusion from certain workplaces could be minimized.

Social implications

A view of gendered labour process could aid public policies aimed at enabling women to continue their employment without disruptions.

Originality/value

The paper attempted to integrate gender and labour process theory by delineating the organization logic that deploys gender as a means of managerial control.

Abstract

Purpose

This study aims to explore intersectional gender inequalities that exist in accounting organizations.

Design/methodology/approach

A review of the literature, covering the period from 1990 to 2020, assesses the intersectionality of professional and social factors that shape inequalities in women’s professional accounting careers.

Findings

This study presents the complex facets of women’s inequality in gendered accounting organizations. The results reveal that inequity persists in accounting organizations despite organizational changes. The findings highlight the relevance of further research in gendered organizations to capture the intersectionality of gender with other forms of inequality.

Practical implications

This review informs professional organizations, accountants and company managers about the persistence of gender concerns in the accountancy profession in the last 30 years, despite stated accounting profession commitments to achieve gender equality, as promoted by United Nations Sustainable Development Goals. Moreover, some possible solutions are proposed.

Originality/value

This study focuses on a complex and challenging issue, contributing to the literature by extending classical narrative literature. This study presents a structured view of the various intersections of professional and social characteristics that created inequalities and the suggested solutions.
