Abstract

Purpose

Previous research indicates that accompanying partners often struggle to find employment upon international relocations. This study aims to highlight diplomat’s partners’ employment situation and to examine how unrealized professional aspirations affect their socio-cultural and psychological adjustment in the foreign environment.

Design/methodology/approach

This study applies OLS regression analysis to a sample of 220 partners of German Foreign Service diplomats who were surveyed regarding their locational adjustment, general stress and perceived quality of life using an online questionnaire. This study differentiates between working partners (19.5% of the total sample), non-working partners with a desire to obtain paid employment (65.5%) and partners who are unemployed by choice (15.0%).

Findings

The results demonstrate that partners’ employment situation and employment aspirations are important variables explaining differences in socio-cultural and psychological adjustment. Working partners reveal the highest levels of general stress, non-working partners with an employment desire report the lowest levels of locational adjustment and non-working partners without employment aspirations experience the highest quality of life.

Research limitations/implications

As this study has a cross-sectional design, the authors are not able to deal with potential issues of reverse causality.

Practical implications

Sending organizations should consider accompanying partners' unrealized employment aspirations by providing services with regard to job search and career development. Moreover, they should ensure the provision of services that support the work–life balance of working couples.

Originality/value

Previous research only sparsely examined the adjustment and well-being of partners accompanying foreign service employees, who are in contrast to business expatriates required to relocate every three to five years. Moreover, this study features the crucial role of partners' employment situation and discusses possibilities to promote spousal employment, as well as complementary measures to improve work–life balance for dual-earner couples.

Abstract

Purpose – This paper identifies skills necessary in order to succeed in Vietnam and proposes a training program to develop such skills. Design/methodology/approach – To determine necessary skills, 74 managers were interviewed using critical incident methodology to identify training needs. Critical incident approach asks respondents to describe the incident, its nature and consequences to provide context for understanding the managers’ problems. Findings – Local Vietnamese managers cited professional development (42 percent), basic business skills (29 percent), communication and cultural skills (18 percent) and legal understanding skills (11 percent) as most critical to succeed in international business. Foreign managers cited cultural understanding and awareness (34 percent), professional skills (23 percent), personal skills (20 percent), and interpersonal skills, language and communication skills. For Vietnamese managers, training includes leadership, problem solving, interpersonal skills, business basics, communication and culture. For expatriate managers, training presents the particular aspects of the local culture in a way that allows the foreign manager to become more effective through understanding and awareness. Research limitations/implications – The findings of this study and its training suggestions are based on findings from Vietnam. To be relevant outside Vietnam, the program may be adapted. Originality/value – This paper identifies the skills needed by Vietnamese and expatriate managers to be successful in international business. The findings and suggestions are valuable to managers and trainers involved in international business in Vietnam and Asia.

Case overview

Stuart Gold, CEO of Trashy Bags is at a crossroads with respect to the future of his business. With deficits estimated at about GHS 120,000 annually, Gold is considering switching from the made-to-stock production model to a made-to-order model. Although the latter may tap into an available market and thus boost revenue, it would likely result in the displacement of the social enterprise’s loyal following and disenfranchisement of its employees’ creativity; not to mention the possibility of neglecting its mandate of repurposing plastic waste. Gold wonders if there is a case for maintaining the current made-to-stock model by driving up sales and reducing costs to eliminate the deficit.

Expected learning outcomes

Students should be able to: appreciate the exigencies of managing social enterprises in a largely profit-oriented economic domain; understand the interplay of choice and trade-offs in business management and apply theory-driven frameworks in making optimal choices and analytically assess instances of tension between the art (e.g. passion, emotional stakes, psychological and other influences on business management philosophies) and science (e.g. the need for business skills, use of effective models and the quest for production efficiency) of business management.

Abstract

Purpose

Drawing on social learning theory (SLT), this study aims to investigate how previous cross-cultural work experience influences individual adjustment in a foreign environment over time. For this purpose, the authors study foreign service employees who are characterized by permanent high mobility and frequent rotations.

Design/methodology/approach

Two cross-sectional surveys conducted in 2011 (analytical sample N = 1,097) and 2019 (analytical sample N = 1,431) amongst German Foreign Service (GFS) employees are used to analyse employees' adjustment, measured by self-perceived quality of life (QOL) and its development over time based on four time points. Locational adjustment trajectories serve as robustness checks.

Findings

Younger and therefore less experienced employees fit J-shaped patterns of adjustment, while more experienced employees show rather flat adjustment curves. Accordingly, work experience matters and “one curve fits all” approaches do not suffice to explain adjustment over time. Moreover, neither more nor less experienced employees experienced U-trajectories as proposed by previous literature on business expatriates.

Research limitations/implications

The study findings are based on cross-sectional surveys, but longitudinal designs should be preferred in future research.

Practical implications

Sending institutions may develop special support systems for inexperienced expatriates prior to departure to weaken the negative impacts of culture shock.

Originality/value

Existing literature only sparsely analysed adjustment and QOL for foreign service employees/diplomats so far. To the authors’ knowledge, no study analysed trajectories of adjustment over time for this population. This study profits from the analysis across two surveys. Both samples benefit from a high diversity, among others, regarding gender, age, education and host countries.

Abstract

Purpose

In Malaysia, globalization has increased the number of multinational hotel chains and independent five-star hotels employing foreign professionals, interns and labourers. This study aims to explore the benefits and challenges for hotels of the many foreigners working in Malaysia.

Design/methodology/approach

Semi-structured interviews were conducted with Malaysian hotel managers concerning employment of foreign workers.

Findings

The results indicate that the employment of foreign workers benefits customers, enlarges the hotel’s network of industry contacts and enhances the knowledge, professionalism and service culture of the hotel workforce. This study identified challenges for the foreign workers such as culture shocks and problems with learning the Malay language.

Research limitations/implications

This is an exploratory qualitative study conducted prior to the outbreak of COVID-19. The unemployment issue is worsened as COVID-19 spreads globally. To the best of the authors’ knowledge, this is among the first study to examine the positive and negative impacts of foreign workers employment in hotels in Malaysia.

Practical implications

The employment of foreign workers reduces the availability of jobs for locals. Recommendations are provided for locals to improve their employability and for hotels to better host international interns.

Social implications

This study highlights the need for balance between the benefits of foreign workers employment, and its challenges such as local unemployment.

Originality/value

To the best of the authors’ knowledge, this research is among the first in the international human resources management literature to provide a first-hand perspective of employment of expatriate managers, foreign labourers and interns in hotels in a Southeast Asian developing country.

Abstract

This paper develops an integrative framework explaining multinational firms’ managerial staffing decisions in initial foreign-entry situations from resource-based theory, agency theory, and transaction-costs theory, and it offers a set of theoretically grounded, testable propositions concerning these staffing decisions. In particular, we maintain that managerial staffing decisions are influenced by: (1) the value that managerial expatriates and local hires could potentially add to the firm; and (2) the relative contractual risks associated with the use of managerial expatriates and local managers.

This paper indicates that the use of managerial expatriates can improve contractual efficiencies in at least four ways. First, the use of expatriates helps align the economic incentives between the headquarters and the foreign subsidiaries. Second, the headquarters knows better the characteristics of expatriates relative to local hires. The use of expatriates reduces the uncertainty of the headquarters in recruiting managers and mitigates the incomplete contracting problem. Third, expatriates are better equipped with firm-specific capabilities than local hires, reducing contractual (small-numbers) problems. Fourth, expatriates have committed greater sunk cost investments in the multinational firm than local hires. These investments support their cooperative relationships with the firm and mitigate potential bargaining problems in employment contracting. However, although managerial expatriates can potentially improve contractual efficiency and may relieve a firm’s concern over its limited control on managers, expatriates may not have adequate abilities in managing local idiosyncrasy.

Abstract

Purpose

The main objective of this paper is twofold: to analyse the progress of a research stream concerning expatriate academics in the last four decades and to make recommendations for further studies in this field.

Design/methodology/approach

In this study, the systematic literature review (SLR) concerning expatriate academics was applied. The search embraced the period from 1980–2022. The review was performed in two interdisciplinary electronic databases: Web of Science and Scopus. The selection process of papers was conducted in steps, as recommended by the PRISMA protocol. The total pool of articles received after the exclusion criteria was 110. The content of each paper was thus extracted and categorised in Excel file: author, year of publication, tittle of article, journal, theory applied, research method, sample size, country/field of investigation.

Findings

For almost three decades this topic was almost absent in the literature of the subject. The most active publication period started from 2009 and since then there have been two “waves” of published articles devoted to expatriate academics: 2009–2014 and 2017–2021. The significant number of studies appeared in Journal of Global Mobility followed by Personnel Review, IJHRM, Higher Education. The thematic analysis revealed six themes which have been already researched on expatriates academics: (1) motives, (2) adjustment, (3) job factors and work outcomes, (4) academic missions, (5) academic career, (6) women and men in academia.

Practical implications

Practitioners and university management might find this article useful as the article allows to manage this pool of international academics more efficiently with mutual benefits for expatriates and organisations. This study may assist the university authorities to develop systemic approach to attract foreign academics; adjust the same in work and culture domain through effective training; support in organisational, financial and career field; create the performance criteria of expatriate work related to three missions: research, teaching and service; introduce metrics and indicators to evaluate the contribution and work outcomes of foreign scientists into the host university.

Originality/value

This review shows that there are many new perspectives and models through which the academic expatriation can be analysed. This paper gives an insight into the academic literature on academics expatriates. The paper is innovative and has contributed to research by doing an SLR in a new area (academic expats) and tackling all the areas that has been covered by academic research so far. New research directions have been recommended for future research, to open the field further.

Abstract

Purpose

The purpose of this paper is to explore the specific difficulties that senior managers face when employing expatriate, Chinese and local‐hired foreign managers in China‐based subsidiaries of Western multinational companies (MNCs). Furthermore, it aims to examine the resultant coping strategies to overcome identified weaknesses.

Design/methodology/approach

This research adopts a qualitative approach, using semi‐structured interviews with key‐informants from senior management in 44 Australian and German companies operating in China.

Findings

The study identified specific difficulties associated with the employment of expatriate, local Chinese, and local‐hired foreign managers in Australian and German subsidiaries in China. The interviewees indicate a widespread intention to replace expatriate managers with Chinese managers and local‐hired foreign managers. The striving for localization of staffing is more pronounced in German than Australian MNCs. German companies offer more comprehensive development activities for the Chinese talent than Australian companies.

Research limitations/implications

The small number of participants and the restriction to one key informant per company limit the generalizability of the findings. The effects of different staffing options still need to be researched in longitudinal studies and in varied contexts.

Practical implications

Localization of staff suggests the need for specific, culture‐sensitive approaches to personnel development. The findings also suggest that the knowledge transfer between expatriate and local managers deserves more attention. Finally, the return on investment that companies receive from differing staffing options should be assessed using a multidimensional set of success criteria.

Originality/value

This paper has two main contributions to existing research. First, it links academic discussion about the options of international staffing with the experience of practitioners from Western MNCs operating in China. Second, it provides further support for the existence of country‐of‐origin effects in international staffing.

Abstract

Purpose

The authors revisit the literature on the use of expatriates and specifically Boyacigiller (1990) and examine whether OW Bunker, a Danish bunker oil trader, filled positions at its foreign units with traders transferred from its other units (expatriates). The authors test the generalizability and robustness of past findings on this topic by using a different dependent variable, sample, and methodology.

Design/methodology/approach

By searching the traders' LinkedIn profiles and consulting secondary sources, the authors obtain data on current and previous positions and work location and type of customer handled (global or local). Using qualitative comparative analysis (QCA), the authors analyze 236 hiring decisions made between 1983 and 2014.

Findings

The authors find that OW transferred expatriates, principally home-country nationals, to handle global customers in its large foreign subsidiaries located in high-income countries. In another clear pattern, expatriates were used to start new foreign subsidiaries. These results generally confirm those of Boyacigiller. However, and contrary to her findings, none of our scenarios for internal transfers feature expatriates being sent to culturally and institutionally distant subsidiaries unless it is to serve global customers, casting doubt on the idea that a major reason for using expatriates is to remedy a local shortage of skills or to handle political risk.

Originality/value

The authors test the generalizability of Boyacigiller’s (1990) findings and confirm a large part of it. They extend her study by demonstrating that MNEs deploy expatriates not only to distant countries but also to close ones.
