Abstract

Purpose

This paper aims to portray that, while particular types of emotional displays are often essential for team and service work, the negative consequences of conforming with display rules need to be weighed against their true necessity. This research seeks to examine their necessity in terms of the expectations that people have of the emotional displays of others, so that potentially stressful emotional work can be targeted appropriately within organizations.

Design/methodology/approach

This quantitative study uses a questionnaire approach to assess the expectations that 121 UK and 101 US participants have towards the emotional displays of various service providers and work colleagues.

Findings

Expectations of emotional display were shown to differ across cultures, between jobs and roles within an organization, and between males and females.

Practical implications

The implications for managers and practitioners centre on the value placed on encouraging warm emotional displays at various levels within the organization. The findings suggest that these should not be limited to frontline communications and this may impact on selection and training procedures. Managers will be better able to target emotion work within those interactions where such performance is most expected and required.

Originality/value

Whilst a great deal of research has been conducted into the emotional displays and emotional labour performance of employees, little has examined the expectations that individuals have about these displays. This is an important gap since such information allows practitioners to better target their emotion management strategies in the right areas and limit the potentially harmful consequences to health of chronic emotion work where it is less necessary.

Abstract

The research aimed to clarify how supervisors in the Arab education system act to close the achievement gaps and to introduce learning programs that can empower students and improve their achievements. Qualitative research employed in-depth interviews with supervisors in the Arab education system, which constitutes a substantial element of the schools’ governance. The research attempted to answer the following questions: (1) Which steps do education administrators in the Arab education system take to reduce students’ underachievement, widen circles of cooperation and empower change agents during crises that deepen achievement gaps between Arab and Jewish students? (2) Do Arab school supervisors understand their interplay with government policies as empowering or disempowering them to improve students’ achievements and ensure the curriculum’s cultural relevance? (3) To what extent do the supervisors believe that cultural change is required to enable them to empower school communities to become societal innovators for equity, peace and renewal within existing administrative structures?

Research findings were interpreted through the lens of Turbulence Theory (Gross, 2014). Findings indicated that the supervisors strive to improve students’ achievements. A major challenge is to ensure the relevance of learning programs to the school community, while mediating between local community demands and the technocratic accountability imposed by the Ministry of Education for the implementation of its policies. This leadership is isolated in its efforts to establish fairness and education for empowerment and coexistence in a divided society. Implications and directions for future research are discussed.

Abstract

Purpose

A leader's job is not to put greatness into people, but rather to recognize that it already exists and to create an environment where that greatness can emerge and grow (Smith, 2014). Based on Brad Smith's quote, the purpose of this study is to investigate the role of the leader's expectations, leader-member exchange (LMX) and organizational climate for innovation in fostering the intrapreneurial behavior (IB) of employees.

Design/methodology/approach

Data were collected from employees and their supervisors working across industries such as pharmaceutical, chemical, engineering and manufacturing. Collected data were then analyzed using the structural equation modeling technique.

Findings

The authors’ results show that LMX and leaders' expectations are positively linked to employees' IB. Moreover, this association is mediated by organizational climate.

Practical implications

This study's findings contribute to the literature on intrapreneurship and may also help practitioners formulate interventions to foster IB in organizations that will ultimately lead to higher performance.

Originality/value

This study attempted to investigate the effect of LMX and the Pygmalion effect on IB through employees' perception of organizational climate for innovation. The literature in this field is scarce and theoretical development is weak because traditional collaborative or participative leadership approaches are more relevant to an outcome than innovation.

Abstract

Purpose

This study aims to explore and classify the fragmentary findings of previous studies and improve understanding of the overall roles of supervisors in newcomer organizational socialization (NOS) and their relationships to NOS outcomes.

Design/methodology/approach

The study chiefly involves undertaking a literature review, with an emphasis on the perspective of human resource development (HRD). A structured literature review was conducted to identify and select articles through the Web of Science database.

Findings

Five important roles of supervisors during NOS – supporting training transfer, providing information, clarifying newcomers’ roles, facilitating sensemaking and providing feedback – were revealed from an examination of extant work. These roles markedly influence five different components of newcomers’ adjustment: task mastery, role clarification, organizational knowledge, social identification and social integration.

Research limitations/implications

Although the concept of NOS used in this paper did not include all meanings of organizational socialization, the findings proposed key areas that require further study to enhance the understanding of supervisors’ roles for NOS.

Practical implications

The literature review suggests key efforts that supervisors should pursue to enhance the efficacy of newcomers’ adjustment. HRD professionals can use this information to design supervisor training programs aimed at enhancing supervisors’ knowledge and skills for successful NOS.

Originality/value

Studies have reported that supervisors markedly impact NOS and ultimately a newcomer’s success or failure. Relatively little work, however, has investigated how supervisors’ roles in the NOS process can enhance newcomers’ successful NOS outcomes.

Abstract

Purpose – We offer a view of interpersonal justice climate in which the benefits of fair treatment might be stronger within some groups versus others, depending on characteristics of the supervisor, the group, and the organization in which the group is embedded. We further identify a potential silver lining that may be associated with low interpersonal justice climate. Overall, our intent of this chapter is to offer a more nuanced view of the topic to enhance our understanding of interpersonal justice within groups.

Design/methodology/approach – We review literature on status to support our propositions.

Findings – We examine how a supervisor's idiosyncrasy credits, a group's status, and an organization's emphasis on hierarchy will moderate the relationship between unfair interpersonal treatment from a supervisor and the group's perceived interpersonal justice climate. Also, we suggest that low levels of interpersonal justice climate may actually lead to greater affiliation among group members and ultimately enhance perceptions of group cohesion.

Originality/value – Previous literature on justice climate has largely focused on procedural justice, whereas generally ignoring interpersonal exchanges between a group and its supervisor. This chapter contributes to research on justice at the group level by examining the potential moderating effects of status on the generation of interpersonal justice climate. Further, and in contrast to previous research, we offer a potential positive outcome that may result from low interpersonal justice climate.

Abstract

Purpose

This study aims to investigate social sciences PhD scholars’ research experiences through a qualitative lens. Researchers explored the doctoral students’ research conceptions, supervision-related expectations, reasons to join PhD, key learning areas and advantages of PhD in this study. Education sector is rigorously seeking PhD faculty and simultaneously offering a number of research degree programs and scholarships to boom the research culture. The amount of time, energy, finance and dedication involved in it urges researchers to investigate this phenomenon holistically.

Design/methodology/approach

Qualitative research approach, phenomenology (semi-structured interviews) is used to conduct this research, and interpretative phenomenological analysis technique is used to analyze the collected data.

Findings

Findings have been reported comprehensively through interpretative phenomenological analysis. Respondents had a number of expectations from supervisors and viewed this journey as challenging and at the same time beneficial for their professional and personal life.

Originality/value

This study is unique in nature, as it depicts research conceptions of doctoral students, benefits of PhD, challenges in pursuing PhD and supervision expectations from a developing country perspective. This study’s outcomes have impressions for policymakers, researchers and supervisors. The findings have insights for educators to produce more constructive researchers and scholars.

Abstract

Purpose

Research suggests that supervisor expectations regarding the need to respond quickly to work-related messages (SE) tend to be positively related to employees' levels of emotional exhaustion. In the present research paper, the authors examine the indirect – through emotional exhaustion – effects of these expectations on employees' levels of family satisfaction, life satisfaction and sleep quality. They also explore whether and how these associations differ between employees working on-site (n = 158) or remotely (n = 284).

Design/methodology/approach

A total of 442 employees completed an online survey that covered measures on SE, emotional exhaustion, family and life satisfaction and sleep quality.

Findings

As hypothesized, the results of the study revealed that the indirect effects of SE on family satisfaction, life satisfaction and sleep quality were significantly mediated by emotional exhaustion. Finally, the relations between SE and the mediator (emotional exhaustion) were stronger among employees working on-site than among employees working remotely.

Practical implications

SE prevention could be encouraged to decrease employees' emotional exhaustion, in turn increasing their sleep quality, family satisfaction and life satisfaction.

Originality/value

These results revealed that working remotely helped buffer the undesirable effects of SE on emotional exhaustion.

Abstract

Purpose

This study aims to examine if relational attachment could be considered as a mediator in the relationship between social support and career regret. The theoretical framework is based on Kahn’s (2007) work on meaningful connections.

Design/methodology/approach

The authors used a three-part survey for data collection, spread over two months from 368 employees for co-worker social support and 324 employees for supervisor social support working in different sectors in India.

Findings

The results indicate that for co-workers, relational attachment acts as a mediator between instrumental support and career regret; but for personal support, the mediation effect is absent. However, instrumental support is not directly related to career regret. Notably, in case of social support from the supervisor, there does not seem to be any mediation effect for personal or instrumental support. But social support is related to career regret for both categories of support.

Research limitations/implications

The authors contribute to literature that examines the mechanism, driving social support and career regret. By understanding how these factors interact and impact one another, researchers can develop interventions and strategies to help individuals navigate career decisions, improve their personal relationships and increase their access to social support. Ultimately, this research can lead to improved well-being and career satisfaction for individuals. As the sample is generalized, there is scope to examine if the relationships differ based on the work structures and idiosyncrasies of the industries.

Originality/value

This study examines the unmapped mechanism that mediates the social support and career regret relationship, and in the process, provides new directions for research.

Abstract

Purpose

The purpose of this paper is to identify extant training needs for preparing supervisors to support newcomers’ organizational socialization and to develop a research agenda concerning aspects that conduce to making supervisors efficacious in the process of organizational socialization.

Design/methodology/approach

A review of the literature on the development of socialization agents for organizational socialization generally indicates that relatively minimal research has been undertaken on this topic. Most articles have focused on the effects of organizational socialization on other variables – such as newcomers’ work outcomes, turnover intention and organizational commitment. The review was conducted in light of this phenomenon. It is based on the structured literature review method, per Rocco, Stein and Lee (2003).

Findings

Supervisor training is suggested as a means for enhancing organizational socialization. However, supervisor training is not often studied in organizational socialization research. Therefore, the verification of the impact of supervisor training on organizational socialization is required. Given the proposed research agenda, identifying the impact of supervisor training on different areas of organizational socialization domains and inspiring increased interest on supervisor training as an effective program for organizational socialization are logical outcomes.

Research limitations/implications

The concept of socialization is used in broad areas of research, such as education, military and engineering. However, it was reviewed here vis-à-vis human resource development (HRD). Therefore, the focus was on the notion of organizational socialization, which is appropriate for employee training development. The concept of organizational socialization in this paper, therefore, was delimited, as it failed to include all meanings of socialization. This paper sought to review all studies related to organizational socialization. However, some research was not considered and, thus, not discussed in this paper. This was because of time and resource constraints. The author sorted previous studies by personal standards and, thus, may have inadvertently included non-germane or excluded relevant citations.

Practical implications

Supervisory training for organizational socialization can be proposed as a potential area for leading to an effective organizational socialization program. So HRD professionals should study further about the topic and develop such programs. Increased attention on supervisor training for organizational socialization may increase the number and quality of supervisor training programs. Such studies would augment HRD professionals’ knowledge about organizational socialization and eventually enhance performance in organizations.

Social implications

This paper can expand the area in which social learning theory can be applied. According to Bandura and Walters (1977), the social learning theory posits that learning new behaviors can usually be acquired by observing and imitating others. This implies that newcomers emulate other organizational members to adapt to the organization and their assigned roles. In this process, supervisors can play a key role through showing them the appropriate behaviors, supporting their learning and providing appropriate feedback. Presumably, then, new employees may perform better if supervisors receive training on crucial socialization efforts.

Originality/value

Significantly, socialization agents are uniquely situated to greatly impact the organizational socialization process of newcomers. Among the socialization agents, supervisors garner enormous influence on newcomers’ organizational socialization. However, relatively few studies investigated the training of supervisors for organizational socialization.

Abstract

Purpose

This paper seeks to identify how intrapreneurial self-efficacy (ISE) grows in a group of graduate students during their internship. We investigate which agency and structure factors shape their experience and stabilize or help grow their ISE and how this evolves in the course of their internship.

Design/methodology/approach

We conducted group interviews with 49 last year master students of a large Belgian university during their seven-month internship. We focused on those interns with low starter ISE to better understand which factors aid or hinder ISE development.

Findings

Our results show that students who did not experience ISE growth were less aware of their own agency factors, lacked supportive colleagues and experienced a misfit with their supervisors. Students who did grow their ISE did so mostly because of an initial experimentation phase, which was structured by their supervisor. This created a positive spiral where they started feeling increasingly better and able to act intrapreneurially.

Originality/value

With this study, we contribute to the extant literature in two main ways. First, we use a graduate employability lens to study the genesis of ISE. As such, we are amongst the first to investigate how education can nurture intrapreneurship and which agency and structure factors are particularly important for this. Second, we take a qualitative process approach, rather than a static and quantitative focus of most entrepreneurial education studies. As such, we gain better knowledge to the drivers of ISE at students first steps and during their internship.
