Abstract

Purpose

Coronavirus disease 2019 (COVID-19) pandemic had an adverse impact on workforce diversity internationally. While in the Global North, many countries have sophisticated laws and organizational mechanisms and discourses to deal with such adverse impacts on workforce diversity, such structures of diversity management are either ceremonial or poorly developed in the Global South. The global pandemic disproportionately impacted Global North and Global South increases the existing gap due to vaccine rollout inequality and divergence in recoveries. The authors explore social innovation as a possible option for responding to the challenges induced by the COVID-19 pandemic.

Design/methodology/approach

The study draws on interviews in 26 distinctive organizations operating in various industries in Turkey. The authors have adopted a qualitative design to explore how social innovation helps to respond to diversity concerns during the COVID-19 pandemic.

Findings

The authors demonstrate that social innovation presents a viable option for a country with a poorly regulated context of diversity management. Social innovation could help overcome the challenge of the absence of supportive legislation, discourses and practices of diversity in poorly regulated contexts.

Originality/value

The field study revealed several distinct forms of social innovation for diversity management, which emerged as a response to the COVID-19 pandemic. The authors demonstrate that in the absence of supportive diversity management structures and frameworks, social innovation in diversity management at the organizational level could provide a viable response to the emergent needs in the context of the COVID-19 pandemic.

Abstract

This conceptual chapter, based on literature review, aims to elaborate an integrative approach to the study of cultural differences/convergence within and across the borders of Eastern European countries, in order to conciliate the two theoretical perspectives prevailing in the debate on cultural diversity management: the emic and the etic theoretical stances.

This chapter tries to propose a ‘third way’ to cultural analysis that includes the two perspectives, within a wider and complex multiparadigmatic and pluralistic framework, with a specific focus on Eastern European cultures.

Eastern European countries represent a sort of ideal construction that includes several countries, characterized by different trajectories and heritages: Catholic versus Orthodox religions, Slavic versus non-Slavic identities, Capitalistic versus Former Soviet Union values, etc. In spite of the renovated interest towards the regional area of Eastern Europe, empirical data show that there are significant differences in the distribution of cultural values, among national clusters. On the other hand, it is very difficult to say that Eastern European countries should be considered separate sociocultural entities, without any point of contact among other.

The main assumption of this chapter is that to better understand sociocultural dynamics within and across Eastern European countries, it is necessary to go beyond cultural mapping, in search of a more complex theoretical and methodological approach.

This approach may help to conciliate the apparent paradoxes emerging from the comparison of data related to Eastern European national clusters, providing a more complex and deep view of cultural phenomena, within and outside organizational and national boundaries.

Abstract

Purpose

The purpose of this paper is to examine the perspectives of academic staff on issues of diversity and social schisms: capturing their perceptions of the complex relations at an academic campus positioned in an intricate sociopolitical context. It also explored how the faculty’s construal of diversity and social divisions inform their educational practices.

Design/methodology/approach

The study employed a qualitative approach using grounded theory methodology. Data collection was based on semi-structured in-depth interviews with 20 diverse faculty members from different departments in a Northern Israeli college. The interviews were transcribed and processed into main themes and categories.

Findings

The findings revealed two main themes: “Diversity awareness” depicting recognition and sensitivity to the complex social context in the college, strategies of directly engaging with it, downplaying or overlooking the intricacies, and “Practices” describing the practical translations of the educational credos into teaching practice. Both themes reflected a myriad of faculty voices.

Social implications

The study illuminated the challenges posed by social schisms, inequalities, and diversity for the faculty who need to grapple with the intricacies on a daily basis. More open dialogue and debates by the protagonists are needed to increase awareness of diversity and experimenting with different ways of addressing the intricacies.

Originality/value

Empirical evidence of the organizational actors’ predicaments, their diverse patterns of coping with intricacies, and the factors underlying their choices contribute to the body of knowledge on managing diversity in vivo by real women and men with different backgrounds and experiences.

Abstract

Purpose

This paper aims to shed new light on the contextual embeddedness of intersectional entrepreneurs, i.e. entrepreneurs situated at the intersection of multiple marginalized diversity attributes, beyond simply business strategies and decisions. Taking an emic perspective on everyday practices as intersectional entrepreneurs, it uncovers neglected dimensions of the contextuality of intersectional discriminations.

Design/methodology/approach

The study presents qualitative data analysis results of in-depth narrative interviews with six intersectional entrepreneurs, all LGBTIQA* entrepreneurs with further diversity dimensions. It provides an emic view of intersectional entrepreneurs, in their everyday lives and the contexts, in which they develop their businesses.

Findings

Intersectional entrepreneurs face different burdens induced by social structures along the entrepreneurial process. While access to the niche market is more difficult and they lack community support, their realization of intersectional discrimination is crucial for the development of business strategies. Simultaneously, intersectional entrepreneurs use their specific diversity attributes to develop their business, yet this proximity of their identity and the business contents has severe consequences for their mental state. Intersectional entrepreneurs adjust to the balance of opportunity and vulnerability.

Originality/value

As intersectional entrepreneurs are barred from conventional institutional support and also have limited access to resources from their respective social networks, there is an urgency to provide specific support for such entrepreneurs.

Abstract

Purpose

Due to their multifarious backgrounds, multinational enterprises from emerging economies offer unique research opportunities to push the boundaries of our understanding knowledge of diversity management in transitional contexts. In that regard, Central and Eastern European multinationals present a blind spot in diversity management research.

Design/methodology/approach

This article examines the extent to which context shapes the discourse on diversity management in the Oil and Gas industry across Central and Eastern Europe (CEE) through a qualitative approach based on content analyses of corporate communication data matched with data on national institutional contexts.

Findings

The data suggests a lack of effective pro-diversity pressures across CEE except for cultural pressure in European Union member countries. However, CEE Oil and Gas companies report a broader scope of diversity management than studies of Western counterparts suggest. Companies with subsidiaries in Western countries show convergence towards etic diversity approaches, while local and regional companies are more divergent.

Originality/value

This article defines the boundary conditions of diversity management in the Oil and Gas industry across nine CEE countries and how they impact the diversity discourse in the industry. This article also showcases the impact of foreign market presence in the West as a driver for diversity management reporting.

Abstract

Purpose

This paper seeks to explore the difficult territory of intersectionality as it relates to inequality and disadvantage in the labour market of the arts and cultural sector. It aims to first examine the way Acker's concept of inequality regimes is located in the extant literature. Then, it aims to study the dynamics of intersectionality in the arts and cultural sector, which offers an ideal setting with interesting and counter‐intuitive outcomes of intersectionality.

Design/methodology/approach

The paper draws on a qualitative study which generated interviews with students, employers and higher education institutions which are involved in industrial placements (internships) in the arts and cultural sector in Britain.

Findings

In line with Acker, the paper also disputes a‐contextual and cumulative formulations of intersecting inequalities that rely on multiplying the unequal outcomes on the basis of traditional categories of disadvantage. Instead, it argues that multiplicity of identities and forms of disadvantage introduce complexity and contextual depth into the analysis of inequality if we are to understand interplay between different forms of disadvantage. In addition, the paper maintains that intersectionality produces surprising outcomes which vary across industrial contexts, in particular across different sectors of employment. It uses the case of work undergraduate and postgraduate placement practices in the arts and cultural sector, in order to demonstrate the unexpected nature of intersectionality in producing disadvantage.

Research limitations/implications

The study draws on a selection of students, employers and higher education staff from London. A larger selection of institutions outside London could reveal differences between London and other cities and regions in Britain.

Practical implications

Intersectionality is an important concern for diversity and human resources management professionals. This paper provides an assessment of it in an unusual sectoral context.

Social implications

There is need to develop an emic understanding of intersectionality in each sector.

Originality/value

In the literature, intersectionality is problematised at workplace and individual levels. This paper's view of intersectionality is original in the sense that it explores how intersectionality operates at a sectoral level. In doing so, it demonstrates that salience of a strand of inequality in terms of producing intersectional disadvantage depends on the context.

Purpose

The purpose of this paper is to investigate how non-EU university graduates (third-country graduates, TCGs) experience the intended transition to the German labor market. Through a critical analysis across multiple contexts, the authors intend to increase the reflexive scope of HRM research and practice.

Design/methodology/approach

The explorative study is based on social constructivism. It relies on qualitative data, specifically problem-centered narrative-biographical interviews with ethnic Russian TCGs at three different stages of transition. The authors interpret social identity processes and related ascriptions of strangerness critically and link them to wider contexts and dominant categories of identity.

Findings

Identity processes between social self and other require (dis-) identification with larger identity categories. TCGs as an example of skilled self-initiated expatriates (SIEs) face obstacles when seeking employment, yet, might utilize ascribed strangerness for reclaiming agency. To identify exclusive practices, individual career aspirations and organizational strategy and practice need to be linked to wider societal, institutional and national contexts.

Research limitations/implications

Through a critical analysis across multiple contexts, HRM research and practice is enabled to reflect upon its own implicit assumptions. To identify critical intersections between interpersonal identity-making and dominant identity-categories, HRM researchers need to differentiate between emic self-perception and etic ascriptions, to move beyond individual and organizational levels of analysis and to consider the interrelations between structure and agency.

Practical implications

HRM practitioners performing a critical analysis across multiple contexts are enabled to reflect upon their own implicit assumptions. This allows for improved organizational strategies and practices when trying to identify and secure global talents.

Originality/value

The originality of the paper lies in providing a multi-context critical analysis of TCGs seeking employment, thereby enabling HRM research and practice to reflect upon implicit assumptions, to move beyond dominant categories and to truly identify and secure global talents.

Abstract

Purpose

The purpose of this paper is to examine the relationship between the identity and diversity literatures and discuss how a better understanding of the theoretical connections between the two informs both diversity research and diversity management practices.

Design/methodology/approach

Literature review followed by a discussion of the theoretical and practical consequences of connecting the identity and diversity literatures.

Findings

The authors inform future research in three ways. First, by showing how definitions of identity influence diversity theorizing in specific ways. Second, the authors explore how such definitions entail distinct foci regarding how diversity should be analyzed and interventions actioned. Third, the authors discuss how theoretical coherence between definitions of identity and diversity perspectives – as well as knowledge about a perspective’s advantages and limitations – is crucial for successful diversity management research and practice.

Research limitations/implications

The authors argue for a better understanding of differences, overlaps and limits of different identity perspectives, and for a stronger engagement with practice.

Practical implications

The work can encourage policy makers, diversity and HR managers to question their own practices and assumptions leading to more theoretical informed diversity management practices.

Originality/value

The theoretical connections between identity and diversity literature have so far not been reviewed systematically. The work foregrounds how important it is for diversity scholars to consider identity underpinnings of diversity research to help further develop the field within and beyond the three streams the authors discuss.

Purpose

The purpose of this paper is to demonstrate insights into the identity construction and development of a selected single male individual in Cape Town, South Africa. It aims at increasing the in-depth understanding of the complexities of identity construction in a transcultural setting and provides emic perspectives on a micro-individual level over a period of ten years.

Design/methodology/approach

This research study is based on the post-modernist premise by considering phenomenological and interpretative paradigms most relevant. It is a longitudinal study, conducted with a single individual over a period of ten years by using various research methods as well as triangulation of methods, theories and data. Data were analysed through content analysis.

Findings

This research provides in-depth information on the struggle of a single person to construct and re-construct his identity and find answers to the question “Who am I?” in the multifaceted and hypercomplex transcultural environment of Cape Town. It shows the attempts to developing a coherent multiple identity over a period of ten years, reconstructing the past, creating the present and envisioning the future.

Practical implications

This research has practical implications for practitioners working with identity (development) in transcultural settings. It provides important in-depth information on “nomadic identities” for coaching, counselling or therapies in transcultural settings.

Originality/value

This paper provides new and original insights into long-term identity development of an individual in a transcultural urban space.
