Abstract

Purpose – The purpose of this paper is to provide a conceptual framework for the study of communication during organisational change. Although there is an enduring interest in studying (internal) communication during organisational change, there is still little or no empirical research on the topic. Design/methodology/approach – In this conceptual paper a framework is presented on how to study communication during organisational change and how communication could prevent resistance to change. The framework leads to six propositions in which aspects of communication, such as information, feelings of belonging to a community, and feelings of uncertainty, have an influence on resistance to change, which will affect the effectiveness of the change effort. Findings – A distinction between the informative function of communication and communication as a means to create a community was made. In the suggested model communication has an effect not only on readiness for change, but also on uncertainty. Originality/value – This framework can be used by researchers and practitioners to study, guide, frame and model empirical research into this area in the future, and can be used to compare different change programs, within different organisations, to study the contribution of (internal) communication in the success or failure of the change.

Abstract

Australia’s health industry is grasping the need to use IT and telecommunications with e‐commerce strategies for improved cost‐effective services to its key stakeholders. Addresses the changes occurring in Australia’s healthcare industry influenced by experiments in e‐commerce and focussed on the Project Electronic Commerce and Communication for Healthcare (PeCC). Initiated in 1997, as a joint activity of both government and industry, PeCC was developed to introduce e‐commerce practices into the health sector with almost 700 suppliers, automating pharmaceutical and other supplies to hospitals. Supply chain communication will be facilitated by an Internet‐based platform, allowing more efficient interaction between the pharmaceutical industry’s outlets (retail and hospital pharmacies), wholesalers, suppliers and manufacturers. Promoting and demonstrating e‐commerce for the pharmaceutical industry supply chain, the project connects manufacturers, wholesalers, suppliers and hospitals. Examines lessons in change management and communication that emanate from this health sector case, emphasising the issue of improving communication with key stakeholders about e‐commerce and changes to the health system, and ensuring appropriate communication practices (including media selection) through the different phases of the project over time.

Abstract

This chapter outlines current and emerging approaches in change communication from both scholarly and practice perspectives, and what this means for organisations and practitioners, including practical implications for education. A literature review is conducted using the Kemmis and McTaggart framework for studying practice based on individual-social, objective-subjective dichotomies leading to an integrated reflexive-dialectical approach. Five roles are suggested for the practitioner in leading and influencing change, namely that of a Communication Architect, a Story-enabler, an Empathiser, an Engager and a Community Builder. These roles go beyond the traditional informative role, to practitioners co-constructing communication with stakeholders during change. With new ways of thinking about change management, there is the possibility for new methods of educating practitioners beyond the traditional qualification or professional certification. These would require greater collaboration between scholars and practitioners in creating vehicles for continuous learning.

In the past decade internal communication began to take on a new identity as it supports the many change efforts underway in organizations today. Change communication – how internal messaging effects individual behavior change – is a key element for an organization undergoing transformation. Although research points to the need to communicate during change, very little information is available on what the outcomes are of an internal communication strategy that can positively influence individual behavior change during transformation. This chapter enhances current knowledge on this topic by investigating the relationship of awareness and understanding of change messages to individual behavior change through the case study examination of the intentional organizational transformation experienced in a large, consumer packaged goods (CPG) company.

Abstract

Purpose

The novel coronavirus (COVID-19) outbreak thrust a spotlight on organizational leaders and the challenges that employees face during periods of organizational change. The purpose of the current study is to examine the influence of empathetic supervisor communication on employee turnover intention and the mediating role of affective trust toward supervisors and employee–organization relationship (EOR) quality. Informed by the social exchange theory and EOR literature, the authors develop a model in which affective trust toward supervisors and EOR quality mediates the relationship between empathetic supervisor communication and employee turnover intention.

Design/methodology/approach

This study recruited 417 employees based in the USA through an online panel operated by a professional survey company. Data collection that followed a quota sampling procedure lasted for about three weeks in October 2020. The authors used structural equation modeling to test the study hypotheses.

Findings

The findings of this study indicated that the extent to which supervisors adopted empathetic communication during organizational change had considerable repercussions on their supervisees' affective trust toward supervisors, relationship perception toward their organizations, and ultimately, their turnover intention.

Originality/value

This study is among the first that identifies empathetic communication as a pivotal force in driving employees' positive relational and behavioral reactions, reinforcing the growing expectation of supervisors in fulfilling communication functions during organizational change. Moreover, the authors contribute to understanding change management as an activity rooted in and enacted through communication between supervisors and subordinates. In addition, this study contributes to the organizational research of empathy during change.

Purpose

This article explores how employees in a public sector organization (PSO) make sense of the introduction of a social intranet and new employee communication roles. The aim is to understand employee sensemaking and how sensemaking influences the change process within the organization.

Design/methodology/approach

The article is based on a case study in a Danish PSO with 30,000 employees. The empirical material includes strategic documents, online observations and seven focus groups with employees conducted before, during and after the introduction of a new social intranet.

Findings

The employees found that making sense of the purpose with the social intranet is difficult. A managerial approach to change communication could easily result in employees' frustrations and concerns being dismissed as signs of resistance to change. From a communication perspective, the findings reveal that the employees engaged in seven different sensemaking enactments.

Research limitations/implications

Change cannot be understood simply as something that employees are for or against. Instead, a change process should be perceived as a set of communication processes or sensemaking enactments happening in interactions between employees that can act in favor of, against or neutrally toward change.

Practical implications

Managers and communication professionals can interact with the seven sensemaking enactments, and some tentative initiatives are suggested in the article.

Originality/value

The article explores the employee perspective in a change process in a PSO and identifies seven employee sensemaking enactments highlighting that change happens in communication processes.

Abstract

Purpose

The purpose of this paper is to investigate the role of strategic communication during a change management process within the internationally famous Ferrari corporation. The aim is to show that strategic communication, through its main components, can be a pivotal lever that supports continuous improvement and helps drive organizational success.

Design/methodology/approach

The change management process at Ferrari is described and interpreted through the framework of the entrepreneurial organization theory (EOT), from which the four components of strategic communication are derived.

Findings

The paper explores the case of Ferrari, which started a reorganization process in which the main actors were employees and strategic communication represented the crucial component.

Research limitations/implications

This paper focuses on one single organization. Additional research is needed to generalize the effectiveness of the proposed strategic communication model.

Practical implications

The paper shows that the four strategic communication components (i.e. aligning, energizing, visioning, and constituting), if applied in an integrated manner, can give insightful stimulus for the management of important change programs.

Originality/value

The paper contributes to the change management literature by linking strategic communication, continuous improvement and entrepreneurial theory.

Abstract

Purpose

The present study investigates the nature of newly formed organizations and how internal communication influences these entities, where change is inherent. Organizational life for government contractors is unusual in that employees experience routine changes to upper management, company values, goals and objectives every few years, which leads to the creation of a new consortium that is loosely coupled. Such research provides insight beyond the single-entity organization, which tends to dominate most public relations and internal communication literature.

Design/methodology/approach

Given the lack of research exploring consortia and internal communication to get beyond the homogeneous organization, an in-depth case study methodology was the most appropriate approach. A multi-site government contractor was chosen as the research site, relying on interviews and focus groups (n = 77) to collect data.

Findings

Effective internal communication practices are even more important for consortia, like government contractors, since employees of these organizations are guaranteed to experience frequent change. Therefore, communicating to the unknown audience, building trust in the absence of a prior connection, and preparing for the unintended consequences are imperative to navigating the complexity surrounding consortia forming and cultivating employee buy-in.

Originality/value

This study presents new, transferable knowledge of internal communication during consortia forming, where to be successful, internal communication needs anticipate the unintended consequences and develop a strategy around the uncertainty. Such strategy is about welcoming diverse voices and actively listening to their preferred needs. In addition, a definition of the unknown audience is provided.
