Abstract

The conceptual foundations of trust as a multi‐dimensional construct are reviewed, and relevant related issues are discussed with a focus on trust in schools. An empirical analysis of faculty trust in colleagues and trust in the principal demonstrates that faculty trust is an important aspect of the openness and health of school climate. It is related to the authenticity of both the principal’s and the teachers’ behavior; however, elements of climate and behavior that predict trust in the principal are different from those that predict trust in colleagues. Finally, a research agenda for the study of trust in schools is sketched.

Abstract

Purpose

The purpose of this paper is to examine the effect of authentic leadership (AL) on employees' health via employees' perception of climate of authenticity (PCA) across two studies. In study 2, the authors additionally explore the moderating role of employees' neuroticism.

Design/methodology/approach

The hypotheses were tested across two studies using two-wave survey data. In study 1 (n = 104), the mediation hypothesis was tested. Study 2 (n = 146) extended study 1 and examined the moderated mediation model.

Findings

Across both studies, AL is positively related to employee health, and employees' perceived climate of authenticity mediates this relationship. Study 2 additionally shows that employees' neuroticism moderates this indirect effect such that perceived climate of authenticity instigated by AL is particularly conducive for employees high in neuroticism as opposed to those low in neuroticism.

Practical implications

Findings emphasize the health-promoting effect of AL. It is recommended that organizations cascade, through their leaders, emotional display rules that encourage genuine emotional expression.

Originality/value

This paper addresses gaps in the leadership literature through investigating perceived climate of authenticity, a mediating variable that lies at the heart of AL, and integrating the role of employees' personality in the leadership process.

Abstract

Purpose

The purpose of this paper is to extend the body of knowledge of authentic leadership in extreme contexts by developing a framework grounded in the Sartrean existentialist perspective on authenticity and illustrating this framework using the works of Xenophon.

Design/methodology/approach

The authors use Sartre’s existential view of authenticity to develop a framework of authentic leadership in extreme contexts. They then use this framework to examine Xenophon’s recount of the retreat of the 10,000 in the classic work, Anabasis. For this analysis, the authors iterate between the ideas of the past and the concepts of the present to understand how this classic has influenced and informed the current body of knowledge about leadership.

Findings

Using a Sartrean existentialist lens, “in extremis” authentic leaders exhibit an awareness of context extremity, responsibility in leading and following to share risks in extreme contexts and self-determination that inspires mutual trust and loyalty.

Practical implications

A Sartrean existentialist perspective suggests that authentic leaders in extreme contexts reflect authenticity by exhibiting and encouraging freedom of choice. By espousing this perspective, authentic leaders create common goals and interests that appeal to followers' intrinsic motivation which has been found to result in positive individual and organizational outcomes.

Originality/value

This paper contributes to the authentic leadership literature by using an existential conceptualization of authenticity to examine leadership in extreme contexts. This conceptualization might be more appropriate than the Aristotelian virtue-based deterministic philosophy that has dominated authentic leadership research.

Abstract

Purpose

Rarely is emotional labor explicitly discussed as a required aspect of crisis response work. While the gender inequities in withdrawal from the workforce emerging from the pandemic are well documented, we know little about the emotional toll of managing the ongoing disruption of the pandemic for women with different degrees of membership in organizations.

Design

This research uses a dynamic mixed-methods approach in studying emotional labor among women during times of disruption. Specifically, we explore with surveys, daily diary entries, and semistructured interviews the emotional experiences of women working at a California-based nonprofit organization during the height of the COVID-19 pandemic. With our data, we are able to compare the emotional expectations and experiences of full-time (FT) and part-time (PT) employees.

Findings

Results show differences in emotional experiences and labor by group membership, with FT employees reporting higher rates of surface acting: FT employees suppressed (28%) and inauthentically expressed (12%) emotions more often than PT employees (23% and 5%, respectively). Qualitative evidence suggests socialization is occurring more formally for FT employees and informally for PT employees, influencing perceived emotional expectations and subsequent emotional labor.

Research Implications

The contributions to this volume focus on an understudied topic in nonprofit management: emotional experiences in times of disruption. Novel evidence on differing emotional experiences, particularly surface acting, as a function of group membership may motivate other research to disentangle issues of change management during crises.

Practical Implications

These differing rates of surface acting have meaningful implications for burnout and retention of employees in a sector that is heavily reliant on voluntary and PT engagement. Thus, this work serves to provide organizational leadership and management insight on mechanisms shaping employee outcomes.

Social Implications

The findings here have important implications for employee well-being and are crucial to the way individuals across society manage the stress of working during times of crisis.

Originality/Value

PT work is subject to different emotional norms than FT work. These novel findings provide value to organizational leaders who oversee a workforce with varying degrees of group membership.

Abstract

Purpose

This diary study tested some propositions to determine the effect of discrete emotions on three dimensions of emotional labor and their consequent effect on leaders and follower’s perception about leaders’ authenticity.

Design/Methodology/Approach

The data were collected from a cohort of city traffic police consisting 69 police officials at four different time points between their two shifts using experience sampling method. The data were analyzed using the latest technique known as latent growth curve modeling.

Findings

The statistical results demonstrated that negative emotions were negatively associated with deep-acting and three forms of emotional labor did not significantly affect followers’ perception about leaders’ authenticity. This study also demonstrated that surface-acting is not significantly associated with leaders’ self-perceived authenticity, but genuine-acting and deep-acting were negatively associated with leaders’ self-perceived authenticity.

Research Limitations/Implications

This study also offers certain implications for policing officials for improve authentic behavior through daily emotional displays in policing organizations.

Practical Implications

This study offers some practical implications for policing officials about emotion regulation strategies during policing practices with respect to the authentic sense of the leaders as well as the followers.

Originality/Value

This study offers an insight about how emotional labor affects the perceptions of policing officers about the authenticity of their leaders in the context of traffic police.

Abstract

Purpose

The purpose of this paper is to provide an exhaustive review of emotional labor research from the hospitality and tourism literature by outlining the theories, the antecedents and the outcomes of emotional labor, as well as the underlying mechanisms (i.e. mediators and moderators) of emotional labor.

Design/methodology/approach

This study provides a qualitative and critical review of emotional labor research from the hospitality and tourism literature, providing insights into the trends and gaps in the literature.

Findings

The conservation of resources theory and affective event theory are the two most common theories in the reviewed literature. Emotional intelligence and personality are the most commonly investigated antecedents while burnout and job satisfaction are the most investigated outcomes of emotional labor. Stress and burnout are the most examined mediators of emotional labor and subsequent outcomes, such as commitment, turnover intentions and well-being. Moderators include leader-member exchange, job position, gender and climate of authenticity.

Practical implications

Four major gaps for research and practice are identified as follows: the lack of an overarching theoretical framework; inconsistency in how emotional labor is defined and measured; the vast majority of emotional labor studies are cross-sectional studies; and no research examines potential interventions to help service employees engage in effective emotional labor strategies.

Originality/value

This review offers a model providing a comprehensive framework that outlines the various antecedents, outcomes, mediators and moderators of emotional labor and corresponding theories for future research.

Abstract

Purpose

In the service industry, there is an involvement of the human factor which comprises continuous interpersonal interactions. Sometimes, these interactions create incongruence between displayed and felt emotions which distract the employees from their authentic self and impair their well-being. This paper aims to made an attempt to review different studies to identify an association between authenticity at the workplace and employee well-being with reference to emotional work.

Design/methodology/approach

The different studies have been reviewed mentioning the association between authenticity at the workplace and employee well-being with reference to emotional work published during the period of 1983–2020. The database which is used to identify and extract the research papers includes APA PycNET, Business Perspectives, Elsevier, Emerald Insight, Inderscience Publishers, SAGE, Taylor and Francis, etc. The keywords used for shortlisting the studies include employee well-being, emotional work, emotional dissonance, job satisfaction, surface acting, authenticity, burnout, authentic living, self-alienation.

Findings

The study has determined that emotional work influences the authenticity of an employee which further impacts the well-being of employees.

Research limitations/implications

The present review would aid the researchers in explaining the relevance of authenticity at the workplace for enhancing the employee well-being specifically in emotional work settings.

Social implications

Promoting well-being at the workplace requires an action-oriented approach from the national level also. Hence, the present study may help in drawing inferences for framing well-being policies for employees at the national level.

Originality/value

The paper is amongst the few reviews which have analysed the substantial role of authenticity in the context of emotional work to improve employee well-being.

Abstract

Purpose

Authenticity is a complex character that is valued in service contexts. Frontline service employees (FSEs), as both brand representatives and individuals who interact with clients, can signal their authenticity to customers. The purpose of this study is to investigate how FSEs signal their authenticity to customers. The authors investigate authenticity signal themes and develop a typology of how FSEs use these signals in the workplace.

Design/methodology/approach

This research uses a multi-method approach: qualitative data were collected through in-depth interviews with FSE and customers and quantitative data were collected in a follow-up survey using a sample of financial planners.

Findings

Findings from both studies show that FSE can use signals reflecting the display of client-centricity, positive emotions, transparency and disclosure of personal information. A latent profile analysis reveals three authenticity signal profiles, differing in the extent to which FSE uses each of these signals.

Research limitations/implications

This study identifies how FSEs can shape perceptions of authenticity in a service context, thus expanding theory by integrating both personal and brand authenticity perspectives. The findings further demonstrate that authenticity can be signaled on multiple dimensions, reflecting the complex nature of this construct.

Practical implications

The findings from this research can guide managers in developing workplace policies that enable FSEs to display authenticity in various ways to customers. Managers can further use the insights from this research to identify needs for FSE training and development.

Originality/value

The authors create novel insights into how FSEs signal authenticity to customers given their dual roles as individuals and brand representatives. This study offers nuanced insights into different types of signals and their application in a service context.

Abstract

Purpose

This paper aims to test a moderated mediation model linking person-environment fit with workplace outcomes (engagement, meaning at work and performance) through authenticity (authentic living and self-alienation). Self-deception was included as a moderator of these relationships.

Design/methodology/approach

Data were collected from 163 employees in a large department using an online survey. The hypotheses were tested using the PROCESS Macro for SPSS, which conducts bootstrapped moderated mediation analyses.

Findings

Results showed that person-environment fit facets were positively related to engagement, meaning and performance through authentic living and negatively related through self-alienation. These relationships were significant at low to moderate levels of self-deception.

Research/limitations implications

Despite its small sample size, this study used a time-lagged design to mitigate the limitations associated with cross-sectional studies. Further, it expanded the research on authenticity in the workplace by illustrating the interplay of authenticity with fit, self-deception and workplace outcomes.

Practical implications

Organisations stand to gain from encouraging authenticity at work, and this can be achieved by ensuring person-environment fit. While self-deception can act as a protective factor against low perceptions of person-environment fit, organisations should strive to create a culture that values diversity and self-expression.

Originality/value

This study is among the first to explore authenticity at work and the first to empirically examine the authenticity and person-environment fit relationship in relation to outcomes, considering individual propensity for motivated bias.

Abstract

Purpose

The purpose of this paper is to examine how a supervisor’s incivility in teams impact team’s creative performance through the mediating factor of knowledge sharing intention among team members. Moreover, the moderating role of collaborative climate was investigated as protector against leaders’ incivility.

Design/methodology/approach

The proposed multi-level model was tested by surveying 312 health care providers nested within 42 work units at eight large hospitals in Iran. Multi-level regression analysis was used to analyze the data.

Findings

The findings revealed that those team members experiencing incivility from their supervisors are more likely to show reluctance to share knowledge with team members and as a consequence this response further decreases team’s creative performance. However, the climate of collaboration inside hospitals can buffer the negative impact of incivility on their readiness to share knowledge.

Practical implications

In team-based organizations, a supervisor’s incivility can stifle the creative performance of his/her team through blocking the knowledge sharing of members. First, human resource department should have some plans to curtail incivility of supervisors. Second, establishing a climate of collaboration and trust among team members can mitigate the insidious effects of supervisors’ incivility.

Originality/value

In prior research studies, the role of incivility on individual outcomes has been highlighted. This paper, according to the best knowledge of the author, is the first considering the negative impact of incivility on team’s performance. Moreover, collaborative climate is a novel moderator considered in this study.
