Abstract

Organizational agility is becoming a critical component of organization development and change due to the increasingly continuous and iterative nature of change. This explanatory mixed methods study demonstrates the effect of collective thriving on change agility and positions collective thriving as a psychological state that contributes to organization agility. Attunement is hypothesized to be a point of leverage to increase the state of collective thriving and was found to moderate the relationship between collective thriving and change agility. The qualitative study investigates characteristics of high- and low-thriving teams and furthers the understanding of collective thriving and change agility.

Abstract

Purpose

The purpose of this paper is to examine the contribution of agentic work behaviour and decision-making authority (DMA) to thriving at work and, more importantly, the moderating role of DMA in the relationship between agentic behaviour and thriving.

Design/methodology/approach

The study has been carried out upon a random sample of 330 employees below supervisory level from manufacturing companies located at Odisha (a state located at the eastern part of India). After verifying the significance of correlation among the study variables through Pearson’s product moment correlation, moderated regression analyses were carried out to examine the independent contribution of agentic work behaviour and DMA to thriving as well as the moderating contribution of DMA towards thriving.

Findings

Results reveal that the three dimensions of agentic work behaviour, namely, task focus, exploration and heedful relation, have a direct positive contribution towards thriving at workplace. As far as the moderation is concerned, it is observed that the thriving level is higher for the employees having high DMA irrespective of the level of agentic work behaviour at each dimension.

Research limitations/implications

The findings imply for designing interventions to enhance task focus, super-ordinate relationship and interest for learning. In addition, the organisations should provide autonomy to employees for decision making.

Originality/value

The study is first of its kind in the Indian context upon employee thriving. In this study, the authors have not only investigated the separate independent contribution of agentic behaviour and DMA, but also their interacting contribution to employee thriving.

Abstract

The reality of working in multicultural environments, in multinational companies and in a global marketplace have made an understanding of potential cultural and country differences imperative. Focuses on two constructs relevant to the study of work‐related behaviour, agentic self‐efficacy and agentic competence. Self‐efficacy may be defined as an individual’s judgement of his/her capability to organize and execute a course of action required to attain a designated type of performance. Agentic behaviour includes creating and/or taking advantage of opportunities, risk‐taking behaviour, assertiveness in the protection of one’s rights and in the pursuit of one’s goals, persistence in goal pursuits, and willingness to change one’s situation to achieve a better fit with interests, aspirations and expectations. Examines differences in agentic competence and agentic self‐efficacy across two countries: Britain and the USA. No significant differences emerged from the results, indicating the cross‐country applicability of the two concepts examined. Suggests that further research of this nature, across a broader range of constructs and countries, is needed.

Abstract

Purpose

Based on the conservation of resources view, the objective of this paper is to examine the relationship between abusive supervision and workplace thriving. Further, this study investigates the underlying mechanisms role of agentic work behaviors (i.e. task focus, heedful relating) and moderating role of employee's core self-evaluations.

Design/methodology/approach

Using a time-lag approach, data are collected from 360 full-time employees enrolled in an executive development program in a large university of China. To test the proposed model, data analysis is carried out through Statistical Product and Service Solutions (SPSS) and Analysis of Moment Structures (AMOS).

Findings

The results show that abusive supervision negatively influences workplace thriving. Further, the findings also confirm the mediating role of agentic work behaviors and the moderating role of core self-evaluations between the relationship of abusive supervision and thriving.

Practical implications

Based on study findings, this study draws the attention of managers toward the new deleterious outcomes of abusive supervision. Hence, to nurture a thriving workforce, organizations should keep abusive behaviors under keen observations to minimize their frequent occurrences. Further, it is proposed that hiring employees with higher core self-evaluations can mitigate the injurious effect of abusive supervision.

Originality/value

This is the first attempt to our knowledge to untapped the abusive supervision-thriving relationship via the underlying mechanisms of two agentic work behavior's and core self-evaluations as a moderator enriches the extant body of knowledge and provide valuable insight into the abusive supervision and workplace thriving literature.

Abstract

Purpose

This paper aims to explore the antecedents and consequences of thriving at work, identifies existing gaps in the literature and proposes a framework, which encapsulates potential pathways for future research on thriving.

Design/methodology/approach

This paper follows a rigorous review of the extant literature on thriving mainly based on journal articles published between 2005 and 2020.

Findings

The paper proposes a feasible conceptual framework highlighting the antecedents and outcomes of thriving. Specifically, the review illustrates how contextual factors, represented by transformational leadership and organisational virtuousness (OV), act as antecedents of thriving and then proposes potential research direction where thriving is associated with psychological empowerment, psychological capital and innovative work behaviour.

Practical implications

Understanding how and when contextual factors such as transformational leadership and OV promote thriving is important for organisations and leaders who wish to know how and when they can shape resources and organisational features to enable thriving.

Originality/value

This unique review is one of a few studies adding to the growing research on positive psychology at the workplace. The proposed framework and future research directions have the potential to help unpack the unique relationship between work-related contextual factors and thriving.

Abstract

Purpose

The purpose of this paper is to investigate whether perceived organizational support for strength use (POSSU) predicts employee thriving at work and the underlying mechanisms that explain this relationship.

Design/methodology/approach

The analysis is based on data from an online, time-lagged survey of 209 employees. Latent moderated structural equations (LMS) method was used to test the mediating role of job crafting and meaningfulness and the moderating role of core self-evaluation (CSE) in the organizational support-employee thriving relationship.

Findings

POSSU has a direct, positive relationship with employee thriving at work. Moreover, this relationship is fully mediated by employees' job crafting (as an agentic work behavior) and meaningfulness (as a resource produced at work). In addition, contextual factor of POSSU synergistically interacts with individual characteristic of CSE to foster thriving at work.

Research limitations/implications

Based on a time-lagged survey, causal relationships cannot be drawn from this study. Results point to future research that can incorporate specific types of work climate and organizational practices in a multilevel design to investigate how context at team, unit and organizational levels impact employee thriving.

Practical implications

The study results highlight the importance of fostering employee thriving at work by implementing organizational practices that create supportive, innovative and meaningful workplaces. Management needs to pay close attention to develop a supportive organizational climate geared to identifying, developing and utilizing employees' strengths.

Originality/value

This study provides theoretical explanations and empirical tests on the mechanisms linking organization support and employee thriving based on the socially embedded model of thriving.

Abstract

Purpose

This study aims to investigate the significant role of restaurant employees’ relational resources to promote thriving at work. The mediating effect of heedful relating was focused on as an underlying mechanism. This study also investigated the moderating effect of employees’ perceived COVID-19 impact on the hypothesized relationships.

Design/methodology/approach

The research model was tested with frontline restaurant employees working in full-service restaurants using the convenience sampling method. A self-administered questionnaire was used for an online survey. A total of 361 responses were analyzed with structural equation modeling, bootstrapping analysis and multi-group analysis.

Findings

The results showed the significant relationships not only between relational resources and thriving at work but also between relational resources and heedful relating. Heedful relating was significantly associated with thriving at work. The significant mediating effect of heedful relating was supported. The moderating effect of the perceived COVID-19 impact on the association between leader–member exchange and thriving was significant.

Research limitations/implications

Employees’ relational resources at work leads to thriving at work both directly and indirectly through the impact of heedful relating. The findings contributed to the literature on human resource management and hospitality. Moreover, the study presented implications for the restaurant industry to promote employees’ self-adaptation and development in a post-pandemic era.

Originality/value

With the study findings, the importance of relational aspects to foster restaurant employees’ thriving at work could be highlighted which reflects the unique nature of the restaurant industry.

Abstract

Purpose

Recognising the value of positive organisational behaviour at the workplace, this paper aims to provide a major review of the current state of research on positivity, and subsequently proposes new pathways for more theory building relating to important constructs conceptually related to positivity. Following the integration of emerging but disparate research on workplace positivity and related concepts, the paper develops a conceptual framework depicting the relationships amongst authentic leader behaviours, organisational virtuousness, psychological capital, thriving and job performance.

Design/methodology/approach

The paper offers a systematic critical review of published studies representing the literature addressing authentic leadership, organisational virtuousness, thriving, psychological capital and job performance. The paper relied on computerised keyword searches in the main business source databases of Emerald, ProQuest, ScienceDirect, EBSCOhost and SpringerLink.

Findings

This paper leads to a conceptual framework proposing direct relationships between authentic leadership, psychological capital, organisational virtuousness and job performance. Further, authentic leadership is proposed to potentially nurture organisational virtuousness, psychological capital, employee thriving and job performance, given the theoretical linkages between these conceptually relevant variables related to positivity. Additionally, organisational virtuousness and psychological capital are projected to mediate the relationship between authentic leadership and employee thriving. Finally, organisational virtuousness, psychological capital and employee thriving are designated as mediators of the relationship between authentic leadership and job performance.

Research limitations/implications

This paper proposes a conceptual framework focusing on one form of positive leader behaviour and also assumes specific causal pathways using a positivistic research approach to understanding the leadership–performance relationship. The paper did not examine all possible antecedents of positivity at the workplace.

Practical implications

The proposed conceptual framework should form the basis of many organisational interventions, especially in relation to boosting authentic leadership, organisational virtuousness, psychological capital, employee thriving and job performance. By suggesting the association between authentic leadership, psychological capital and organisational virtuousness, this paper highlights potential benefits from effective leaders’ commitment to enhancing psychological capital and organisational virtuousness and engendering thriving behaviour and job performance.

Originality/value

This novel paper has the potential to stimulate the empirical studies on workplace positivity through the association of authentic leadership, psychological capital, organisational virtuousness and thriving.

Abstract

Purpose

Based on the Job Demands-Resources theory, this study investigates whether psychological capital (PsyCap) is a precursor of the one-directional work-to-home enrichment (WHE) process through a parallel mediation mechanism enabled by promotion-focused job crafting components.

Design/methodology/approach

A cross-sectional study was conducted on 231 Romanian employees. Data were analyzed using structural equation modeling (SEM).

Findings

PsyCap (what I can do) is an antecedent of all three promotion-focused job crafting behaviors (what I actually do) and WHE. Two specific job crafting dimensions – increasing social job resources and increasing challenging job demands – fully mediate the link between PsyCap and WHE. Increasing structural job resources does not predict WHE.

Originality/value

This study identifies PsyCap as an antecedent of WHE. It also uncovers underlying behavioral mechanisms that enable the transfer of resources from the work role to individuals' home role by investigating job crafting components as distinct dimensions. As such, it gives practitioners a clearer understanding of which behaviors they should seek to cultivate for employees to potentiate their home role through aspects of their job.

Abstract

Purpose

Given the increasing organizational need for having a thriving workforce due to the fast-growing and competitive knowledge-based service economy and growing demand to explore new factors that may benefit individuals to excel at work. Drawing upon the intrinsic motivation perspective, with a Chinese sample (N = 309), the authors aimed to investigate whether work-related curiosity (WRC) may create conditions that indirectly promote employees' workplace thriving via task focus and whether this mediation was moderated by an individual's personality difference, i.e. core-self evaluations.

Design/methodology/approach

A time-lagged study among full-time employees who happen to be part-time students in the executive development program was used to test the hypothesized model by employing a structural equation modeling approach.

Findings

WRC showed a significant positive association with task focus which in turn was positively related to workplace thriving. Furthermore, as predicted, the positive association between WRC and workplace thriving via task focus was stronger for employees with high core self-evaluations compared to those with low core-self evaluations.

Originality/value

The results of this study suggest that an individual's WRC can be instrumental in augmenting workplace thriving by providing a scientific explanation for the underlying psychological process of task focus and identifying the factors associated with the process, such as core-self evaluations. This study contributes to extending the literature on significant employee outcomes, i.e. thriving at work, by offering new empirical and theoretical insights that WRC may play a critical role in the process and identifying a boundary condition of personality factor, i.e. core-self evaluations.
