Abstract

Purpose

Existing research tends to conceptualize age- and gender-based discrimination as distinct and unrelated social phenomena. A growing body of scholarship, however, highlights the importance of conceptualizing ageism as potentially gendered, and gender discrimination as inherently shaped by age. Using an intersectional theoretical perspective, this chapter examines how gender and age combine to shape women’s and men’s experiences of workplace mistreatment.

Methodology/approach

The data are obtained from the U.S. General Social Survey. The analysis begins with descriptive statistics, showing how rates of perceived age and gender mistreatment vary for men and women of different age groups. Multivariate logistic regressions follow.

Findings

Experiences of workplace mistreatment are significantly shaped by both gender and age. Among both men and women, workers in their 30s and 40s report relatively low levels of perceived age-based discrimination, compared to older or younger workers. It is precisely during this interval of relatively low rates of perceived age-based discrimination that women’s (but not men’s) perceptions of gender-based mistreatment rises dramatically. At all ages, women are significantly more likely to face either gender- or age-based discrimination than men, but the gap is especially large among workers in their 40s.

Originality/value

Women tend to perceive age- and gender-based mistreatment at different times of life, but a concurrent examination of gender- and age-based mistreatment reveals that women’s working lives are characterized by high rates of mistreatment throughout their careers, in a way that men’s are not. The results highlight the importance of conceptualizing gender and age as intersecting systems of inequality.

Abstract

Purpose: The study elaborates the contextual conditions of the academic workplace in which gender, age, and nationality considerably influence the likelihood of self-categorization as being affected by workplace bullying. Furthermore, the intersectionality of these sociodemographic characteristics is examined.

Basic Design: The hypotheses underlying the study were mainly derived from the social role, social identity, and cultural distance theory, as well as from role congruity and relative deprivation theory. A survey data set of a large German research organization, the Max Planck Society, was used. A total of 3,272 cases of researchers and 2,995 cases of non-scientific employees were included in the analyses performed. For both groups of employees, binary logistic regression equations were constructed. the outcome of each equation is the estimated percentage of individuals who reported themselves as having experienced bullying at work occasionally or more frequently in the 12 months prior to the survey. The predictors are the demographic and organization-specific characteristics (hierarchical position, scientific field, administrative unit) of the respondents and selected interaction terms. Using regression equations, hypothetically relevant conditional marginal means and differences in regression parameters were calculated and compared by means of t-tests.

Results: In particular, the gender-related hypotheses of the study could be completely or conditionally verified. Accordingly, female scientific and non-scientific employees showed a higher bullying vulnerability in (almost) all contexts of the academic workplace. An increased bullying vulnerability was also found for foreign researchers. However, the patterns found here contradicted those that were hypothesized. Concerning the effect of age analyzed for non-scientific personnel, especially the age group 45–59 years showed a higher bullying probability, with the gender gap in bullying vulnerability being greatest for the youngest and oldest age groups in the sample.

Interpre4tation and Relevance: The results of the study especially support the social identity theory regarding gender. In the sample studied, women in minority positions have a higher vulnerability to bullying in their work fields, which is not the case for men. However, the influence of nationality on bullying vulnerability is more complex. The study points to the further development of cultural distance theory, whose hypotheses are only partly able to explain the results. The evidence for social role theory is primarily seen in the interaction of gender with age and hierarchical level. Accordingly, female early career researchers and young women (and women in the oldest age group) on the non-scientific staff presumably experience a masculine workplace. Thus, the results of the study contradict the role congruity theory.

Abstract

Purpose: This paper aims to gain a deeper understanding of the relationship between gendered ageism and sustainable work in Croatian context through the perspective of the founders of the Association of Women 50+, the first association which gathers women aged 50 and above in the Republic of Croatia.

Method: Using a case study approach, semi-structured interviews with four founders of the Association of Women 50+ were conducted and the questions were divided into three sets. The Transcripts were analysed through unitising data and then the answers were fit into those three sets.

Findings: Gendered ageism represents a serious obstacle to employability and work progression for older women. Looking at the gendered ageism in the realm of the workplace through the eyes of four women, founders of Association of Women 50+, the first association in the Republic of Croatia which empowers women aged 50 and above discovers that gender ageism must not be ignored.

Research limitations: The results derived from this case study cannot be generalised since they are based on a single case in one country and the interview sample is small.

Social implications: The results derived from this case study can serve as a valuable resource for national political decision-makers to get a deeper understanding of the relationship between gendered ageism and sustainable work in the Republic of Croatia.

Originality/value of paper: The paper represents the first research on the relationship between gendered ageism and sustainable work in the Republic of Croatia for women aged 50 and above.

Aging workers are a diverse group yet research on aging infrequently examines the joint effects of age and gender upon various life domains and decisions. In order to fully understand the experience of a person, you must examine her/his roles and identities as they intersect. Intersectionality extends to the work setting, and the notion of intersectionality is presented as a paradigm that can yield significant insights into the joint consideration of age and gender in the workplace. These relationships have the potential to shape identities, which may in turn influence work perceptions and outcomes. As a result there are important considerations, consequences, solutions, and future research topics, as well as Human Resource practices that are discussed in this chapter.

Abstract

Purpose

The purpose of this paper is to investigate the effects of age and gender upon the level of job satisfaction of accounting professionals as well as examine if gender and age lead to differences in their perceptions of work‐related attributes such as advancement opportunities and relations with supervisors.

Design/methodology/approach

Questionnaires were mailed to 1,000 accounting professionals and 245 useable questionnaires were received (193 were returned due to incorrect address) resulting in a 30 percent response rate. The questionnaire was designed with a six‐point Likert scale to measure the respondent perceptions concerning 78 factors that may influence their level of job satisfaction. Factor analysis with a varimax rotation reduced the 78 factors down to nine factor groups. These factors or work‐related attributes became the nine independent variables for six regression models. The sample was subdivided based by age and gender differently for each of the six regression models. The dependent variable represented the level of job satisfaction perceived by the accounting professionals surveyed.

Findings

As a result of the six regression models, the six following factors or work‐related attributes are significant to age and/or gender: job fulfillment, treatment by peers and supervisors, promotion and advancement opportunities, supervisors, gender discrimination and employee relations with coworkers. The remaining three factors or work‐related attributes are not significant with age and/or gender: amount of compensation, fringe benefits provided and amount of workload required.

Research limitations/implications

The sample includes alumni from a private university located in a large metropolitan area on the east coast of the USA, the results are not representative of all accounting professionals. Thus, our findings cannot be generalized to the larger population of American accounting professionals.

Practical implications

Employers can incorporate the findings of this study in their organizations to assist in improving the overall level of job satisfaction of their accounting professional employees, especially involving gender or age issues.

Originality/value

This study shows boards of directors and executive managers which specific work‐related attributes to improve for the purpose of increasing the retention rate and decreasing turnover rate of their accounting professionals in critical positions within those organizations.

Abstract

Purpose

Although there is a small body of empirical research on the working lives of managers, both the popular media and the academic literature tend to ignore the distinct ways that role identities such as age and gender intersect to create a complex work–life interface for diverse managers. This gap is especially surprising considering that managerial roles are defined by unique demands and expectations that likely intersect with the differential life course shifts experienced by men and women, which has the potential to create specific challenges across the work and life domains of managers. The current study aims to address this gap through an intersectional examination of the non-linear effects of age and gender on the work–life balance of managers.

Design/methodology/approach

Using a sample of 421 managers, the authors apply statistical tests of the incremental validity of non-linear interaction terms to examine the complex relationship between age, gender and work–life balance.

Findings

Results support a non-linear U-shaped main effect of age on leader work–life balance. This effect is moderated by gender, however, with a non-linear U-shaped effect of age on work–life balance being supported for male managers – with female managers displaying no effect of age on work–life balance.

Practical implications

Based on these findings, the authors highlight the need for increased availability of flexible schedules and employee empowerment for managers as well as general employees.

Originality/value

The current study offers one of the first tests of the intersection of age and gender on the work–family interface of managers.

Abstract

This paper investigates gender differences in reported job satisfaction and career choices revealed by a postal survey of accountants from the Queensland Division of the Institute of Chartered Accountants in Australia. Of particular interest are levels of satisfaction with remuneration and promotion. Two moderating factors of career age and firm size are also considered. Consistent with prior research, female accountants reported dissatisfaction with their opportunities for promotion. However, unlike prior research there was no evidence of a gender effect in remuneration levels, and in reported satisfaction with remuneration. Nor were there differences in satisfaction across age bands, and public accounting firms of different size. The link between satisfaction levels of female accountants and their career choices of leaving their current employer, moving to parttime employment, or leaving the accounting profession was also investigated. Consistent with a large body of organisational and accounting research, low levels of job satisfaction were associated with higher turnover intentions for female accountants.

Abstract

Purpose

The purpose of this study is to identify the different research strands concerning studies related to human resource management (HRM) and ageing employees. More specifically, the paper analyses how age and gender are understood and conceptualized in these studies.

Design/methodology/approach

An integrative literature review concerning ageing employees and HRM with special reference to gender is the approach taken in this paper.

Findings

Recent studies relating to HRM and ageing employees were categorized and analysed. The paper concludes that there is a need for a more holistic understanding of the concept of age in studies related to ageing employees and HRM and also argues that the intersection of age and gender is under-researched in the field of HRM.

Practical implications

Based on literature review the paper outlined directions for how gender-neutral age management studies may be extended. A pluralist understanding of age and gender would help to understand the different needs and expectations that ageing employees may have in terms of HR practices and policies. Institutional practices and legislation can promote equality, but organizational contexts, both internal and external, should be scanned in order to recognize possible ageist or age-blind practices. Ageing women in particular have the burden of being recognized in terms of chronological stereotyped changes that might damage their work and career.

Originality/value

Research on ageing employees and HRM with special reference to gender is limited and therefore an integrative literature review is needed.

Abstract

Purpose

This study set out to explore employees' experience and understandings of gender and age in higher education to identify if women in higher education experienced the double jeopardy of gendered ageism. Further the role of physical attractiveness and appearance in higher education is explored.

Design/methodology/approach

Rich data were afforded by the qualitative method of in‐depth interviewing of 48 employees in a matched by gender, age grouping and academic status design. The recorded transcripts were subject to content and interpretative phenomenological analyses.

Findings

This study supports previous findings in different workplace settings that women, both academics and non‐academics, experience the double jeopardy of being discriminated against on the grounds of their age and gender in a way that men do not experience. Emergent themes are women: question they experience age discrimination as any perceived discrimination may be gender related and not only age‐related (uncertainty); are socialised to tolerate acceptable levels (tolerance); grow to love the perpetrators (identify with the status quo). Physical attractiveness and appearance are seen as relevant to the workplace in higher education. Non‐academics see academics as being career driven by their lack of attractiveness and or poor appearance. Male academics perceive women academics as unattractive and dressing down in appearance. Young female academics play down their “looks”, i.e. attractiveness and appearance so the effect is minimal (minimisation) as they perceive these be a disadvantage in their careers. Male academics do not report such considerations. “Lookism” thus presents a further prejudice that female academics experience beyond gendered ageism.

Research limitations/implications

One experienced interviewer was used to enhance consistency of interviewing but there may be concerns about possible interviewer effects and the generalisability of the findings within higher education.

Practical implications

Having identified and elucidated “lookism” as a concern for female academics, its extent and sequalae in higher education may be addressed.

Originality/value

This is the first study to show female academics experience the triple jeopardy of gendered ageism and how they look i.e.“lookism”.
